Revisorsassistentens socialiseringsprocess : En kvalitativ studie om socialisering och identifiering inom en revisionsbyrå i Örebro

Purpose: This paper aims to describe the socialization process that audit associates experience within an auditing firm that is included in the Big 4-sphere. Our purpose is also to describe which attributes that characterize the organizational identity, and how these attributes are reflected in the self-image of the associates. Furthermore, we seek to explain how the socialization process has influenced the organizational identification. This subject is of interest since the business of auditing is facing higher demands from regulators and politicians, due to the bankruptcy of HQ-bank among others during the financial crisis in the beginning of the 21st century. Earlier research claims that the socialization process of recruits, especially in the initial state of the employment, has a major impact on their future values and attitudes in their job performance. Thus, the socialization process should also be a vital means to achieve organizational identification, which consequently will help the organization to assure a uniform outcome among its employees.       Methodology/approach: The collection of primary data was done by five interviews with audit associates, working within an auditing firm that belongs to the Big 4-sphere.  Findings: The socialization process within the auditing firm is foremost characterized by an informal socialization strategy, where learning by doing and interaction with more experienced colleagues are fundamental parts within the process. Hence, the serial strategy is integrated in the informal socialization process. Moreover, the individual socialization strategy is present in terms of the individual learning that takes place in the daily work context. Considering the explicit and mandatory steps within the personal development plan, the sequential strategy is distinct. Thus, with the emphasis on the educations, influences of the fixed strategy can also be identified. However, the personal development varies among the associates with differentiated goals, which is in accordance to a variable strategy. Finally, due to the complexity of the profession of auditing concerning specific skills, the socialization process has influences from both retaining and processing strategy.  The length of the employment enhances the degree of the organizational identification, and therefore also by how far the associate has made it in the socialization process. Attributes that characterize the organizational identity and that are reflected in the associates’ self-image are for example analytical skills, urge, quality, ambitious and stress-hardy. The socialization process can in various ways explain why these attributes are apparent.

Tratou-se de pesquisa qualitativa, um estudo de caso instrumental, com corte longitudinal e uma abordagem multimetodológica. Adotou-se quatro fontes de coleta de dados: descrição do macroambiente da região, por meio da técnica de estimativa rápida e análise dos dados secundários do Censo de 2000; análise documental; observação participante; e grupos focais. Participaram vinte mulheres, cooperadas, de etnia negra, residentes na região do Subúrbio Ferroviário de Salvador. Optou-se pela análise de conteúdo e argumentativa. Constatou-se que os processos de socialização para o trabalho das cooperadas foram diversificados, sendo que todas tiveram na COOPERCONFEC a sua primeira experiência profissional cooperativa. Tornar-se cooperada envolveu cinco principais relações e distintos impactos: com a incubadora (apoio técnico e financeiro provisório), com a comunidade (valorização da localidade), com os clientes (profissionalização), com os pares (identidade coletiva) e consigo mesmas (aumento de auto-estima). Uma das conclusões principais é que ser cooperada da COOPERCONFEC envolveu cinco dimensões, com focos distintos, embora com oscilações, nos vínculos grupais: psicossocial (foco na ajuda mútua), organizacional (foco no sentimento de pertencimento a um grupo organizado de trabalho), racional (foco na relação meios-fins), político-econômica (foco na distribuição de poder e de ganhos) e legal (foco na institucionalização do grupo). Observou-se finalmente que a identidade de cooperado é um fenômeno complexo e multifacetado, que será continuamente reconstruído ao longo da trajetória dos membros da cooperativa. Four sources of data collection were employed: description of macro-environment of the region, through fast estimate and analysis of secondary data from the 2000 year Census; documental analysis; focus groups; interactive observation. Twenty cooperative African Brazilian women participated, all of them living in the region of the Suburban Train Area of Salvador. The content and argumentative analysis was chosen. It was understood that the socialization processes to the work of the cooperative women were diverse, and all of the workers had their first professional cooperative experience in COOPERCONFEC. Becoming a cooperative worker involved five main relations and distinct impacts: with the mother cell (provisory technical and financial support), with the community (value of the location), with clients (professionalism), with pairs (collective identity), and with themselves (increase in the self-esteem). One of the main conclusions is that being a cooperative worker from COOPERCONFEC takes five dimensions into consideration, with distinct focus on the group relations: psycho-social (emphasis on the mutual help), organizational (emphasis on the feeling of belonging to a work organized group), rational (emphasis on the middle-endings relation), politicaleconomical (emphasis on the distribution of power and of credits), and legal (emphasis on the institutionalization of the group), although there were variations on the focus. It was observed, finally, that the identity of a cooperative worker is a complex and multi faced phenomenon. Det digitala som landgång : En fallstudie om digital onboarding

The purpose of the study was to investigate the conditions of new employees during a digital onboarding process and the effects the digital format have on the results of the onboarding process. We performed a qualitative case study with semi-structured interviews. The study was conducted in an IT department in the public sector that worked consciously with a formal onboarding structure and whose work was mainly carried out remotely during COVID-19. We found that the organization succeeds well in communicating resources and information about the organization digitally and that the biggest challenges lay in communicating organizational culture, social connections and informal knowledge in distributed work. When new employees find it difficult to create interpersonal connectivity, they lose informal knowledge and social support that had been available for on-site work, which also leads to difficulties in understanding the organizational culture. Based on our results, we recommend increased work with social meeting points to enable interpersonal connectivity and informal information exchange, compilation of common systems, programs and abbreviations for new employees to more quickly understand the organization's language, increased work with pre-onboarding to use the important first time to strengthen employee experience and more opportunities for concrete practice together with, for example, a mentor or colleagues to more quickly acquire knowledge and get a clearer picture of what is expected in the new work role and informal knowledge in distributed work.

African American Women's Understanding of How Family Values Contribute to Social Aggression

Researchers have found that social aggression has increased among African American females. Researchers have reported that the family value systems of many African American families endorse aggressive behaviors. Beliefs of fighting verbally and physically for self-worth and equality have been embedded in the socialization process for some African American females. It is important to explore the influence of family values on socially aggressive behaviors among this population. The purpose of this phenomenological study was to explore the lived experiences of African American females in early adulthood and to understand how their socially aggressive behaviors are influenced by their family values. The theoretical framework for this study was social learning theory along with aggression, a subset of social learning theory. The research question was designed to explore how African American females in early adulthood experience and perceive social aggression and family values. Ten African American females were interviewed. Moustakas' method of data analysis was used to identify 4 themes: common family values, learned socially aggressive behaviors, acting out, and handling conflict. Understanding the behaviors and experiences of African American females with socially aggressive behaviors could result in positive social change, first, by increasing knowledge about the origins of socially aggressive behaviors among this population and then by improving guidance and counseling for African American females involved in socially aggressive behaviors.

Public Policy Preferences and Political Attitudes: Exploring the Generational Divide among African Americans

Since the Civil Rights era, African Americans have come a long way. In the years since the 1964 Civil Rights Act and the 1965 Voting Rights Act, there have been dramatic increases in education, political representation, business ownership, and occupational position. Yet, for all of the economic, social and political advances made in the African American community, many young people are still subjected to inferior schools, housing and depressed communities where crime, drugs, police brutality and HIV/AIDS run rampant. As a result, there is a growing tension among the community over the root causes of their predicament and the most adequate way of dealing with them. Based on the generational political theory, this dissertation examines generational effects within the African American community since 1964. From this period, three distinct cohorts are analyzed: the Civil Rights, Integration, and Hip Hop generations. The objective is to determine if different experiences over this period have modified political values, attitudes, and behaviors from one generation to the next. Using data from the 1996 National Black Elections Study (NBES), I examine public policy preferences and political attitudes of African Americans. I use bivariate and multivariate analysis to show generational gaps in attitudes about issues related to major party performance. I draw three major conclusions from this analysis. First, racial group interests remain powerfully important across all cohorts. Next, the Hip Hop generation tends to hold more conservative attitudes than either the Civil Rights or the Integration generations. Finally, I conclude that at the very core of black politics, political values have not changed. However, there is a tension among the Hip Hop cohort between the impending attitudinal changes and the more traditional values of the Civil Rights cohort. The proposed dissertation contributes to the body of research by analyzing generational politics and behavior to better understand the future of black politics in the 21st century.

Informella normer : Organisationskulturers påverkan på yrkesverksamma socionomer / Informal norms : Organizational culture and its impact on professional social workers

Studien undersöker informella normer inom familjerätten och tillståndsenheten, och hur de kan påverka yrkesverksamma socionomer i sitt arbete. Undersökningen innefattar fyra intervjudeltagare, två socionomer från familjerätten och två socionomer från tillståndsenheten. Genom att undersöka de yrkesverksamma socionomernas förhållningssätt gentemot formella strukturer, handlingsutrymme och samarbete med kollegor kan de informella normerna, som styr de anställdas sätt att tänka, känna och agera, identifieras och analyseras. Med hjälp av teorier om kultur, organisationskultur och informella normer analyseras yrkesverksamma socionomers sätt att tänka, känna och agera utifrån vad som för organisationskulturen anses vara det korrekta sättet. Genom att studera likheter och skillnader i de anställdas uttryckande av sina inställningar och attityder, så är tanken att man ska kunna utläsa deras individuella sätt att tänka och känna, gentemot det sätt som organisationskulturens informella normer försöker styra dem till. Resultatet i undersökningen visar på att det finns informella normer i både tillståndsenheten och familjerätten som påverkar de yrkesverksammas samarbete med kollegor och tillhörighet till gruppen, vilket tycks påverka deras inställningar och attityder gentemot olika delar i yrkesutövandet. Resultatet visar ett samband mellan grupptillhörighet och positiva attityder och inställningar till samarbete med kollegor, och ett samband mellan negativa attityder och inställningar till utanförskap/exkludering ur gruppen. Resultatet visade att de informella normerna påverkade de yrkesverksamma socionomernas praktiska arbete, vilket gjorde sig påtagligt i deltagarnas konflikthantering, samarbete med kollegor och självständighet i handläggning och beslutsfattande.
