Work-family enrichment : development, validation and application of a new instrument within the South African context / Marissa de Klerk

Over the past few decades it has become evident that the work/family interface is a much broader concept that does not only stress the negative side of the relationship, but also include a positive side. This refers to the process by which participation in one role (e.g. work role) is made better or easier by virtue of participation in the other role (e.g. family role). South Africa is a multicultural society, which consists of four groups (i.e. Black, White, Coloured and Indian), speaking eleven official languages. All of these groups are faced with unique and different circumstances. Apart from cultural, ethnic and linguistic differences, other divergent elements may exist (i.e. values and norms). Therefore South African employees may experience the positive side of the work/family interface differently from employees within other countries. To add to the problem, it is not clear how South African employees‟ experiences of enrichment between work and family domains compare to the experiences of employees in other countries. Furthermore, to date no measuring instrument to assess the enrichment between work and family domains in both directions (work-to-family and family-to-work) exists, that is unique to the South African context. This could pose potential problems for organisations and for future studies on the positive side of work/family in South Africa. The objectives of this research were 1) to determine how the positive side of the work/family interface, particularly work-family enrichment, is conceptualised according to the literature; 2) to develop a new work-family enrichment instrument that is suitable for the South African context and that addresses conceptual and measurement issues relating to previous positive measurements of the work/family interface; 3) to investigate the psychometric properties of the newly developed work-family enrichment instrument; and 4) to assess antecedents and outcomes of work-family enrichment among employees within the South African context. The study consisted of four phases. During the first phase, following an extensive review of literature covering the positive side of the work/family interface, a theoretical framework was proposed for the study. Thereafter, a new instrument that measures work-family enrichment was developed based on the proposed theoretical framework. The instrument was tested via Rasch modelling with a pre-limenary study (N = 527), in order to overcome some of the measurement limitations from the previous positive work-family instruments. This test was followed by investigating the psychometric properties (i.e. construct validity, discriminant validity, convergent validity and external validity; N = 627) of the newly developed MACE Work-Family Enrichment Instrument. During the final phase, antecedents, work-family enrichment and outcomes were assessed in the South African context. In both phases 3 and 4, the following instruments (accompanied by the new instrument) were utilised, namely the Work Resources Scale, Home Resources Scale, Utrecht Work Engagement Scale, Family Engagement Scale, Job Satisfaction Scale, Career Satisfaction Scale, Life Satisfaction Scale, Family Satisfaction Scale and the Work-family Enrichment Scale. During the first phase, the literature revealed that the positive side of the work-family interface is presented by various concepts (i.e. work-family enhancement, work-family facilitation, work-family positive spillover and work-family enrichment). The review also revealed that, to date, the work-family enrichment concept has been the only concept in literature on the positive work/family interface that is grounded in a properly developed conceptualised theoretical model. The fundamental thinking behind the work-family enrichment model is that work and family each provides individuals with resources (i.e. skills and perspectives, psychological and physical, social-capital, flexibility, material) in the one domain, that may help the individual improve the quality of his/her performance in the other domain. These resources thus enable improved performance in the other role either directly (i.e. instrumental path) or indirectly (i.e. affective path). During the second phase a new work-family enrichment instrument was developed, namely the MACE Work-Family Enrichment Instrument. This instrument was based on the proposed work-family enrichment theoretical model for both directions (i.e. work-to-family and family-to-work). Initially 133 items were developed that the researcher obtained from the existing literature, and 161 items were self-developed. During the evaluation study, various problematic items were eliminated by using the Rasch measurement model. The third phase included the validation study in which the psychometric properties of the new MACE instrument was investigated. The results provided evidence for construct validity, discriminant validity and convergent validity, and showed significant relations with external variables. Adequate internal consistency was also found for the proposed scales. The final number of items retained after this phase in the development and pilot study of the MACE Work-Family Enrichment Instrument were 34. During the final phase, various relationships were pointed out between antecedents (i.e. various work resources and home resources), work-family enrichment dimensions, as well as dimensions and outcomes of this type of enrichment. These included work-engagement dimensions, family engagement dimensions, as well as satisfaction-dimensions for work, career, life and the family environment. The results of these relationships were found to be in accordance with other literature on the positive side of the work/family interface. The present study provided evidence for the psychometric properties of the new MACE instrument, which researchers and managers can use to investigate the specific enrichment between work and family domains of employees in a South African context. The results give researchers and managers insight into the specific antecedents (e.g. work resources) and outcomes (e.g. job satisfaction) that play a role in work-family enrichment. This insight can be used as basis on which interventions can be developed to deal with these issues currently. The defining of families in terms of relations - rather than the traditional biological defining - is of fundamental importance for basic theoretical reflection. This 'ecological' understanding of families includes families of all shapes and forms, whilst it also reflects sociological realities and it takes into account certain theological perspectives. The aim of family pastoral work is synchronised with the relational defining of families and focus, therefore, on the multiple dynamic relational processes and phases within family systems. For this manifold relational focus, family pastoral work operates with a multidimensional perspective. This thesis is about a special type of institutional treatment called family-work. It can be described as different ways to involve the families of the youth in their treatment programme. The locus of the study are special treatment homes which provide treatment for youth with serious social and behavioural problems. The study concerns three units at three institutions. The thesis has a qualitative and interpretative approach with using of observations, field studies, combined with interviews and field notes. The study focuses at the pre-conditions for the local "family projects" run by the care workers. With "project" means a process where different actions take place. The Theory of Action concept facilitates the understanding of these types of process and the importance of the internal(subjective) and external(objective) conditions in proportion to the space of action. Several local conditions influenced the pre-requisites for the staff to be able to carry out a "family project" and decide how to realize an intention. Important conditions were commissions given by the social services and the treatment focus at the units. The units are functioned as kinds of overall social "project contexts" with four basic characteristics: the treatment focus and structure, the professionalism and the organisation of the work. The conclusion from the study is that none of the "project contexts" at the three units provided good pre-requisites for family-work. "Family projects", realised by care workers were however professional and seem to have helped both the parents and the young persons, but "the project" were, in total, relatively few. It appeared that a successfully completed "family project" is the last step in a long process in which many different conditions contribute to the destiny of the "project". A clear family focused structured treatment at a unit can provide the employees with good conditions for realising the opportunities they see for working with families.

Conflito trabalho-família e o uso de práticas de suporte instrumental em empresas fabricantes de eletroeletrônicos de Caxias do Sul

Em uma sociedade, onde a competitividade empresarial encontra-se acirrada e a força de trabalho tende a ser cada vez mais diversificada, na qual as mulheres ocupam importante espaço no mundo profissional, as organizações necessitam adotar estratégias que propiciem, além da lucratividade, um ambiente saudável que priorize o bem-estar das pessoas que delas fazem parte. Nesse contexto, a busca do equilíbrio entre o trabalho e a vida pessoal é uma questão a ser enfrentada por todas as empresas. Dessa forma, essa pesquisa teve por objetivo propiciar um entendimento sobre a atuação de algumas empresas do setor eletroeletrônico de Caxias do Sul em relação ao conflito trabalho-família que pode afetar as mulheres trabalhadoras. O método científico que norteou a pesquisa foi o fenomenológico proposto por Husserl, sendo que esta ocorreu em duas etapas. A primeira etapa da pesquisa foi de caráter exploratório e teve uma abordagem qualitativa. Portanto, voltou-se para a coleta de informações relativas às empresas através de entrevistas semi-estruturadas a fim de verificar os seus posicionamentos quanto ao uso de práticas de suporte instrumental, visando minimizar o conflito trabalho-família, sendo a análise de conteúdo utilizada para esse fim. Na segunda etapa, foi utilizada a concepção descritiva da pesquisa, sendo a abordagem quantitativa. Nesta etapa, foi realizada a coleta de informações por parte das funcionárias, de forma a levantar o perfil sociodemográfico das mesmas e investigar a ocorrência do fenômeno conflito trabalho-família, utilizando-se o método de survey. A população foi composta por quatro empresas fabricantes de eletroeletrônicos de Caxias do Sul, e as amostras configuraram-se como não-probabilística por julgamento e probabilística do tipo amostragem estratificada proporcional. Como resultados, observou-se que as empresas estudadas adotam tais práticas, motivadas principalmente, pela busca de satisfação dos funcionários, redução dos índices de rotatividade e absenteísmo e aumento da produtividade. Therefore, this research had for objective to propitiate an understanding on the performance of some companies of the electric appliances sector of Caxias do Sul in relation with the conflict work-family which can affect the feminine workforce. The scientific method that guided the research was phenomenological, as proposed by Husserl, and occurred in two stages. The first stage of the research had an exploratory character and had a qualitative approach. It was realized data collection on the companies through half-structuralized interviews in order to verify their positioning on the use of practical of instrumental support, aiming at minimizing the conflict work-family. In the second stage of the research was used a descriptive conception of the research through a quantitative approach. In this stage, a collection of information on the part of the employees was carried through, in a way to raise their socio-demographic profile and to investigate the occurrence of the work-family conflict phenomenon, using the survey method. The population is composed of four companies which manufacture electric appliances of Caxias do Sul and the samples were configured as non judgment probability and proportional stratified probabilistic sample. As results, it was observed that the studied companies adopt practices motivated mainly by the search of satisfaction for their employees, the reduction of the rotativity and absenteeism indices and the increase in productivity. Occurrence of the conflict work-family was identified between the employees and a positive effect resulting of the use of the practices of instrumental support contributed to minimize this phenomenon.

Modernização da agricultura familiar em Sergipe : impasses e desafios da horticultura irrigada no Agreste de Itabaiana

The current study about the modernization of family agriculture in the wild of Itabaiana in Sergipe parsed the agricultural production irrigated from families who have embraced the irrigation as a means of in the production and with this, to increase the family income. In this sense, the research had as objective to parse the production and the reproduction of the irrigated horticulture with an emphasis in marketing of rural family units of the wild of Itabaiana in Sergipe. This was justified as a contribution to understand the formation, the social and economic role and the importance of the relationships amongst agriculture, workforce and the environment. To develop this work, it was set forth from direct and indirect observations of facts, through the field of work, with the application of interviews with various social actors, such as: farmers, middlemen, stallholders. In addition to these, it was necessary to apply interviews and raise data with federal, State and municipal bodies; and, finally, the bibliographical research. Therefore, the Agriculture of the region is a stain of the modernization process using irrigation, where there is the use of informational, scientific, technological innovations and policies which encourage the production. Family agriculture in the wild of Itabaiana in Sergipe is in a very visible and positive phase of transformation which is expressed by the production system. This demonstrates that a new standard of production, increasing income, is able to improve the conditions of life of the farmer and of the family. / O presente estudo sobre a modernização da agricultura familiar no agreste de Itabaiana-SE analisou a produção agrícola irrigada a partir de famílias que adotaram a irrigação como meio tecnológico na produção e com isso aumentar a renda da família. Nesse sentido, a pesquisa teve como objetivo analisar a produção e a reprodução do espaço da horticultura irrigada com ênfase no processo de comercialização das unidades familiares rurais do agreste de Itabaiana-Se. Essa se justificou como contribuição para entender a formação, o papel econômico-social e a importância das relações entre agricultura, força de trabalho e o meio ambiente. Para desenvolver este trabalho, partiu-se de observações diretas e indiretas dos fatos, através do trabalho de campo, com a aplicação de entrevistas com vários atores sociais, como: agricultores, atravessadores, feirantes. Além desses foi necessário aplicar entrevistas e levantar dados com órgãos federais, estaduais e municipais; e, por fim, a pesquisa bibliográfica. Portanto, a agricultura da região é uma mancha do processo de modernização utilizando a irrigação, onde existe o uso das inovações científicas, tecnológicas, informacionais e políticas que incentivam a produção. A agricultura familiar no agreste de Itabaiana encontra-se em uma fase positiva e bastante visível de transformação que se expressa pelo sistema de produção. Isso demonstra que um novo padrão de produção que, incrementando a renda, seja capaz de melhorar as condições de vida do agricultor e da família.

La travail, l'argent et l'amour : les arrangements de couples de parents québécois à revenus modestes

Cette thèse porte sur les arrangements de couples de parents hétérosexuels québécois à revenus modestes en s’attardant aux pratiques et aux significations mises de l’avant dans le récit des personnes rencontrées. Elle vise principalement à cerner les arrangements conjugaux en regard de la division du travail et de la gestion de l’argent et, plus spécifiquement à 1) décrire ces arrangements, 2) cerner l’articulation entre la division du travail et la gestion financière entre conjoints, et 3) cerner les écarts et les convergences entre les pratiques et les significations de ces arrangements dans le récit des personnes participantes. À partir de l’analyse de 30 entretiens semi-directifs réalisés dans une perspective inductive et compréhensive auprès de 17 femmes et 13 hommes, nous mettons au jour l’intrication entre la division sexuelle du travail, la signification sociale de l’argent et la sémantique de la conjugalité contemporaine pour saisir la complexité des arrangements décrits. Nos analyses montrent que les trajectoires professionnelles des femmes sont très marquées par la maternité, contrairement à celles des hommes pour qui des facteurs extérieurs à la famille expliquent les changements. L’utilisation du congé parental de même que les arrangements de garde des enfants montrent les limites qu’imposent à la fois les conditions de travail et de rémunération de même que la ségrégation professionnelle selon le genre. De plus, la division du travail domestique dans les couples rencontrés rend compte du maintien de la division sexuelle du travail. Nos analyses montrent aussi que les arrangements financiers des couples peuvent être décrits à partir des logiques des modes de gestion (mise en commun des revenus ou partage des dépenses), mais que des dimensions de la gestion de l’argent doivent également être abordées (propriété de l’argent, accès à l’argent, contrôle de l’argent et responsabilité du travail de gestion financière). En observant ces quatre dimensions, nous pouvons prendre la pleine mesure de la complexité des arrangements financiers. Étroitement liées entre elles, elles rendent compte de la prégnance des rapports sociaux de sexe au sein des couples. Que ce soit dans la façon de percevoir ses revenus, au-delà de leur source, des liens qui se maintiennent toujours entre la maternité et le dévouement attendu envers ses enfants et le type de dépenses faites, ou de la continuité entre la responsabilité du travail domestique et du travail de gestion financière dans les couples où l’argent est limité, etc., la division sexuelle du travail imprègne fortement les significations de l’argent ainsi que les arrangements financiers observés au sein des couples. Enfin, tant la mise en place des arrangements conjugaux étudiés que la satisfaction que les personnes participantes en ont reflètent les logiques de la division sexuelle du travail, de la signification sociale de l’argent et des règles de la sémantique de la conjugalité contemporaine (fiction de la durée, investissement continu dans la relation, communication, altruisme ou désintérêt, réciprocité différée et confiance). Contrairement à l’idée répandue voulant que les hommes et les femmes en couples hétérosexuels, en tant qu’individus indépendants et égaux, négocient leurs arrangements, nous affirmons, d’une part, qu’ils et elles n’ont pas autant le « choix » qu’il y parait et que, d’autre part, la communication n’est pas le moyen par lequel les arrangements sont mis en place. / This doctoral dissertation is centred on the arrangements of couples of low-income Québec heterosexual parents by focusing on the practices and meanings put forward in the stories of those interviewed. Its main purpose is to identify couples’ arrangements with regard to the division of labour and money management and, more specifically, to 1) describe these arrangements, 2) identify the articulation between the division of labour and financial management between spouses, and 3) identify gaps and convergences between the practices and the meanings of these arrangements in the narrative of the participants. Based on the analysis of 30 semi-structured interviews conducted with an inductive and comprehensive perspective with 17 women and 13 men, we bring to light the entanglement between the sexual division of labor, the social meaning of money and the semantics of contemporary conjugality to grasp the complexity of the arrangements described. Our analysis shows that women's occupational trajectories are very marked by motherhood, unlike those of men for whom factors outside the family explain the changes. The use of parental leave as well as childcare arrangements show the limits imposed by both working and remuneration conditions as well as occupational segregation by gender. In addition, the division of domestic work among the couples met reflects the maintenance of the sexual division of labour. Our analysis also shows that couples' financial arrangements can be described from the logic of management methods (pooling income or sharing expenses), but that money management dimensions also need to be addressed. By observing the property of money, access to money, control of money and moneywork, we can take full measure of the complexity of the financial arrangements. Closely linked, these four dimensions reflect the importance of the social relations of the sexes within couples. Whether it is in the way of perceiving one's income, the links that are still maintained between maternity and the expected dedication towards the children and the types of expenses made, or the continuity between the responsibility of domestic work and moneywork in couples where money is limited, etc., the sexual division of labour strongly imbues the meaning of money as well as the financial arrangements observed within couples. Finally, both the set up of the couples’ arrangements studied and the satisfaction of the participants reflect the logic of the sexual division of labour, the social meaning of money and the rules of the semantics of contemporary conjugality (fiction duration, continuous investment in the relationship, communication, altruism or disinterest, delayed reciprocity and trust). Contrary to popular belief that men and women in heterosexual couples, as independent and equal individuals, negotiate their arrangements, we affirm, on the one hand, that they do not have as much “choice,” and that, on the other hand, communication is not the means by which arrangements are put in place.
