The aim of this diploma thesis is to analyze human resource management system in a chosen organization, summarize the results, evaluate them and then prupose changes that would contribute to improve the current state. Human resources are the most important resource an organization has and it is essential to treat them properly. The research was conducted by spreading out questionnaire survey, interviewing the members of personnel department, examinating internal regulations and observating the workplace and its conditions. The thesis consists of two parts. The theoretical part summarizes the most important knowledge connected with human resource management. The practical part contains the basic characteristics of the chosen organization, the methodology of the research, analysis of the current state and the last part includes recommended improvements and conclusion.

本研究的主要目的在於針對主管本研究的主要目的在於針對主管,發展一套「同儕同儕提名」評鑑工具,並進一步探討其信度與效度,以及內部機制與影響因素。 研究者首先針對某證券公司之初階與中階主管進行工作分析,並根據重要管理能力設計活動與評鑑工具。此外,研究者亦根據工作分析結果編製「考核表」,並參考該公司現有的「主管考核」資料與「部屬滿意度」調查結果等來代表主管人員的 工作表現,並據以探討「同儕提名」評鑑工具與主管人員工作績效之間的關係。 本研究工作分析調查樣本人數為86人次,晤談樣本人數為16人次,正試團體活動( 同儕提名)有效樣本為75人次,活動後的深入追蹤訪談為26人次。結果顯示:「同儕提名法」評鑑工具的評分者間信度甚高,肯德爾和諧係數為 .28 -- .62,均達 .01以上顯著水準,評分者內信度的中位數亦達.81;至於效度方面,以考核表總 分、優於部門同仁、晉升潛力、領導能 力、忠誠度、過去三年考績、部屬滿意度等 為效標變項,針對初階與中階主管進行迴歸分析,效度係數中位數分別為 .67與 .56。為進一步瞭解「同儕提名法」之內部機制與影響因素,研究者綜合調查結果 與追蹤晤談資料,嘗試提出一個模式來加以說明。最後,研究者提出本研究之限制、後續研究方向、及企業實務應用等之建議。

The evolving American research university and non-faculty professional work

This exploratory study was a response to claims that non-faculty professionals at universities were the cause of administrative bloat. The purpose of the study was to build from the work of Rhoades (1998) and Kane (2007) to determine whether non-faculty professional employees at the University of Texas at Austin(UT Austin) performed core university work of research, teaching and/or public service. In the spring of 2012 a survey was sent out to 1036 UT Austin non-faculty professional employees. The survey results determined that a sizable number of non-faculty professional employees at UT Austin were performing or directly contributing to research, teaching and/or public service. In addition to the three areas of core work, it was determined that non-faculty professional employees at UT Austin had advanced degrees, published in peer-reviewed journals, had specialized skills and bodies of knowledge, applied for grants and engaged in entrepreneurial activities. / text

A comparative study of the job functions of university and university of technology graduates and diplomates in special libraries and engineering firms

Submitted in fulfillment of the requirements of the Master of Technology Degree in Library and Information Studies in the Department of Information and Corporate Management, Durban University of Technology, Durban, South Africa, 2008. / This study investigated the job functions of university and university of technology graduates and diplomates in the staff structures of special libraries and engineering firms in KwaZulu-Natal. The objective of the study was to draw on possible trends and best practices in the latter for the Library and Information Services (LIS) work environment, as engineering like LIS draws its personnel from both traditional universities and universities of technology (UoT). Hence, the main target population for the study was university and UoT graduates and diplomates in special libraries and engineering firms in KZN. Graduates and diplomates were chosen for inclusion in the study using a census because of the smallness of the staff complements in these organizations. Two sets of self-administered questionnaires were distributed, one to graduates/diplomates and the other to employers in the selected organizations. Data collected was analysed using descriptive statistics and content analysis. Findings of the study revealed inconsistencies with the National Diploma: Library and Information Studies (ND: LIS) where these diplomates occupy paraprofessional as well as professional positions in special libraries whilst engineering graduates and diplomates tend to occupy job titles according to their highest academic qualifications. In both special libraries as well as in the engineering environment there is much task overlap and downshifting of job functions between paraprofessional and professional university and UoT graduates and diplomates. This study has revealed a valuable best practice from the engineering discipline for the LIS profession, which is that of professional registration. Professional registration of engineering staff with the Engineering Council of South Africa is a statutory requirement in the engineering profession and allows for the growth and development of those in the profession. It is recommended that the LIS profession, and the Library and Information Association of South Africa (LIASA) specifically, investigate a mechanism for professional registration of library and information workers.

Factors affecting performance of professional nurses in Namibia

Human resources are the most important assets of any health system. In recent years it has been increasingly recognised that improving the performance of health personnel should be at the core of any sustainable solution to health system performance. However, it is widely acknowledged that health systems are not producing the desired output of health interventions due to factors such as insufficient skilled and experienced health personnel, demotivated health personnel, lack of management skills, poor working conditions and environment, and inadequate remuneration. This study explores the factors that affect performance of nurses in Namibia with the aim of providing a management framework for improving the performance of professional nurses. The study followed a quantitative research approach using an explorative descriptive design. A survey method using questionnaires was applied. The reaction to the study was positive as a response rate of 75.8% was obtained. Data analysis included identifying and comparing existence or absence of factors using the SSPS package. The target population included all professional nurses in Oshana, Otjozondjupa and Khomas regions. Baseline results revealed various factors which affect performance. The study revealed that hospitals currently have deficiencies in human resource management aspects such as recognition of employees who perform well, working conditions, implementation of performance appraisal systems, feedback on performance outcomes and management skills. These aspects are strongly associated with level of performance of health personnel. Based on the results, a management framework was proposed. The framework consists of activities for enhancing the nursing profession; strengthening knowledge and expertise, including management skills; improving performance; and generating knowledge through research. / Health Studies / D. Repetindo o cenário nacional, o sistema público de educação do estado da Bahia caracteriza-se pela baixa qualidade e pela pouca relevância para as necessidades dos alunos, daí a necessidade de implementação de programas voltados para a melhoria da qualidade dos serviços educacionais, tal como o Educar para Vencer e, conseqüentemente, o projeto de Certificação Ocupacional de Profissionais da Educação. Através do referencial teórico, capítulo que discorre sobre parte da literatura que trata da certificação ocupacional e das competências, em suas diversas abordagens, e da experiência da Fundação Luís Eduardo Magalhães, este trabalho busca investigar o grau de alinhamento entre a visão que os Professores Alfabetizadores têm do seu desempenho e os escores por eles obtidos no Teste de Conhecimentos Específicos – TCE, do primeiro Exame de Certificação Ocupacional. O Modelo de Análise empregado foi desenvolvido tendo como base as Especificações de Testes, documento criado pelos analistas de cargo do Projeto de Certificação Ocupacional para Profissionais da Educação, juntamente com grupos de especialistas em alfabetização. Desta forma, foi possível estabelecer comparações entre o desempenho dos candidatos à certificação no Teste de Conhecimentos Específicos com as respostas dos mesmos na auto-avaliação e estabelecer um grau de alinhamento entre esses dois instrumentos. A pesquisa exploratória do tipo survey, cuja amostra foi selecionada aleatoriamente entre os candidatos aprovados no TCE do primeiro exame de certificação, foi realizada em 2003. Os resultados do cruzamento de dados entre o desempenho sugerido pelos candidatos na auto-avaliação e o observado no TCE, indicaram um baixo grau de alinhamento entre esses dois instrumentos, uma vez que a quantidade de indicadores negativos de alinhamento superou a quantidade dos positivos. Ou seja, os candidatos que imaginaram alcançar melhor desempenho em avaliações ocupacionais que medem conhecimentos e habilidades relacionados ao cargo de Professor Alfabetizador, não foram os mesmos que obtiveram os escores mais altos no Teste de Conhecimentos específicos do Projeto de Certificação Ocupacional. / Salvador

Indicators for sales success of a personal financial advisor in the bancassurance environment

This study investigated the relationships between personality, ability, biographical and sociographical factors on the one hand and criterion measures of job-relevant behaviour on the other. The aim of the study was to isolate success-predicting factors for a Personal Financial Advisor in a South African Bancassurance operation. The research was done by means of a criterion-related concurrent validation study. The sample consisted of 185 advisors with two years or longer sales tenure in the position. Predictor variables included measurement on a 20-dimension competency model, an ability assessment and 17 biographical and sociographical variables related to the position. Criterion variables included production figures and managerial ratings on advisor performance. Meaningful predictors for the success of financial advisors were found for personality, ability, biographical and sociographical variables, and the results confirmed the hypothesised competency model derived from a job analysis. / Industrial and Organisational Psychology / M. Sense of coherence, self-efficacy and job performance in the recruitment industry

Recruitment consultants today are faced with considerable stress and challenges as a result of their work. They must cope effectively with these challenges in order to deliver effective job performance, which is crucial to an organisation’s survival. In this study the relationship between sense of coherence, self-efficacy and job performance amongst recruitment consultants was investigated. The Orientation to Life Questionnaire, Generalised Self-efficacy Scale and a job performance measure comprising key performance indicators were used. The study was conducted with 99 recruitment consultants at a national recruitment organisation in South Africa. While a theoretical relationship was determined, this was not supported by the empirical investigation. Relationships did, however, emerge for the comprehensibility component of sense of coherence to job performance total and for two of its dimensions (namely customer service and productivity). A regression model, comprising comprehensibility and meaningfulness, emerged as a significant predictor of total job performance. / Industrial and Organisational Psychology / M.Com. L'enjeu de cette thèse est double : il s'agit d'une part à produire des connaissances sur les processus à l'oeuvre dans le développement de l'activité d'un professeur d'EPS expérimenté, d'autre part de montrer qu'il est possible de transformer les conceptions et/ou les pratiques de formation en faisant du travail réalisé en classe un objet de pensée et d'interlocution en dehors de son contexte de réalisation. A partir du constat d'une difficulté professionnelle, l'insuffisante pénétration des contenus de la formation continue dans les pratiques quotidiennes des enseignants d'EPS, nous avons mené une intervention-recherche en milieu de travail enseignant. Notre action s'inscrit dans les cadres conceptuels et méthodologiques développés en Clinique de l'activité (Clot, 1995, 1999, 2008) ; nous avons mobilisé le cadre des autoconfrontations croisées (Clot & Faïta, 2000; Clot, Faïta, Fernandez, & Scheller, 2001) dans le but de seconder les professionnels dans leur efforts pour « travailler » leur expérience et reprendre la main sur des situations de travail problématiques. En associant formateurs et formés dans cette démarche, nous avons permis : d'une part, de rendre visible aux yeux des formateurs le réel de l'activité des formés; d'autre part de redécouvrir chez les enseignants spécialistes des façons de faire et des savoirs professionnels incorporés, souvent passés sous silence en formation ; l'éclairage ainsi apporté a permis d'interroger en retour, les contenus et pratiques de formation ; l'analyse du travail de l'enseignant dans sa classe constitue ainsi une trappe d'accès à la réflexion sur la formation et un moyen pour repenser cette dernière. / The stake in this thesis is double: it is a question on one hand of producing knowledge on the process at work in the development of the professional activity of experimented physical education teacher, on the other hand to show that it is possible to transform conceptions and/or practices of training by making some work realized in class an object of thought and interlocution out of its context of realization. From the report of a professional difficulty, insufficient penetration of the contents of the in-service training in the daily practices of PE teachers, we led an intervention- research. Our action is inspired by a clinic of activity methodological frame. We have proceeded at crossed self- confrontations with the aim of assisting the professionals in them efforts "to work" their experience and resume the hand on problematic working situations. By associating trainers and trained in this approach, we allowed: on one hand, to make visible in the eyes of the trainers the reality of the activity of the trained; on the other hand to rediscover at the teacher's specialists of the manners to make and incorporated, often untold professional knowledge in training; the lighting so brought allowed to question in return, the contents and the practices of training; the job analysis of the teacher in its class so establishes a trapdoor to accede to second thought on the training and a way to rethink this one.
