Estilos de liderança de fundadores de empresas familiares do setor de transporte rodoviário de cargas no Brasil e a continuidade do negócio

It is intended in this research work to contribute in the way to evaluate certain features of those FTCs, in the sense of investigating how founders or managers of those firms consider their leadership styles to be able to make the business run continuously throughout time. This research work is structured in three chapters; the first two chapters present a review on diverse theories of leadership and family business, while the third chapter describes a survey carried out with founders or managers of ten FTCs. The criteria for the companies selection took into consideration the fact of such firms being family businesses, in which family members have actual participation in the way business is run in those companies. From all information gathered in those interviews, it was possible to verify a linking among those theories selected to this thesis and the statements of the FTCs owners or descendants in charge of the business, especially on what regards the trade activities performed along time. Despite the interviewed people have reinforced the important role of the leader in the way they ran their business, they stated that leadership was not the most important factor in family business s continuity or in the success such company had gotten as time went by; this continuity subject might depend on the founder s leadership styles that maintain as priority the development of specific abilities on the successors and the strengthening ot their most efective capabilities and not depend strictly on a kind of magnetic effect / A presente dissertação tem por finalidade analisar as relações entre os estilos de liderança e a continuidade do negócio na percepção dos fundadores de empresas familiares do setor de transportes de cargas no Brasil. Pretende-se contribuir no modo de avaliar aspectos da estrutura organizacional das empresas de transporte rodoviário de cargas, as ETCs, no sentido de averiguar como os fundadores ou principais gestores dessas empresas consideram que seus estilos de liderança sinalizam respaldos para a continuidade do modelo de negócio. A estrutura deste trabalho compreende a elaboração de uma parte teórica com discussões acerca de liderança e empresa familiar, desenvolvida nos dois primeiros capítulos, e outra de caráter investigativo, envolvendo uma pesquisa de campo constituída a partir de entrevistas com fundadores ou principais gestores de dez empresas familiares do setor de transporte rodoviário de cargas. Os critérios envolvidos para a seleção de tais empresas levaram em consideração o fato de serem empresas familiares e que os fundadores ou seus descendentes tivessem participação ativa na condução dos negócios e outras atividades da empresa. A partir das entrevistas obtidas constatou-se um alinhamento entre as teorias selecionadas para esta dissertação e as afirmações dos dirigentes das ETCs sobre trajetória das atividades comerciais realizadas no decorrer do tempo. Apesar de os entrevistados salientarem a importância do papel do líder ao conduzirem os negócios, afirmam que estilo de liderança não é o fator decisivo na continuidade da empresa ou no sucesso que ela tenha adquirido com o tempo; esta questão da continuidade da empresa familiar pode depender da adoção pelo fundador, de estilos de liderança que priorizem o desenvolvimento das habilidades específicas dos herdeiros e na potencialização de suas capacidades mais eficientes e não apenas na base de um efeito magnético

Les configurations de l’apprentissage organisationnel dans les moyennes entreprises familiales : Exploration de quatre cas en contexte marocain / Configurations of organizational learning in Medium-sized Family Businesses : An exploration of four case studies in the moroccan context

Face aux multiples évolutions que connait le monde des affaires, les entreprises sont amenées à s'ajuster continuellement à leur environnement. Dans notre thèse, nous avons fait le choix de nous intéresser aux Moyennes Entreprises Familiales car la littérature suggère qu'elles ont des spécificités qui donnent naissance à une dynamique d'apprentissage particulière. Dans le but de comprendre quels sont les acteurs, les objets et les vecteurs de l'apprentissage organisationnel dans ce type d'entreprises, nous avons mené quatre études de cas dans le contexte marocain. Nos résultats montrent qu'au-delà de certains éléments communs, les Moyennes Entreprises Familiales peuvent avoir des configurations d'apprentissage très différentes et parfois non spécifiques. Ce travail constitue un premier pas pour combler le vide théorique et empirique qui existe sur le sujet et lance le débat sur la question de la spécificité. / In today's fast-paced, competitive and unpredictable environment, companies are facing new challenges. In this thesis, we focus on Medium-sized Family Businesses, since the literature suggests that they have specific features that give rise to a particular learning dynamic. In order to understand what are the objects, the actors and the vectors of organizational learning in these companies, we conducted four case studies in the moroccan context. Our results show that beyond certain common elements, Medium-sized Family Businesses can have very different and sometimes non-specific learning configurations. This work is a first step to bridge the theoretical and empirical gap that exists on the topic and it launches the debate on the issue of specificity.

Cette thèse porte sur une étude des aspects jusqu’à présent négligés concernant les ressources immédiatement accessibles aux entrepreneurs des jeunes et petites entreprises. En s’appuyant sur l’argument que les ressources immédiatement accessibles aux entrepreneurs sont leur capital humain et social, l’étude est d’abord centrée sur une lecture individuelle, qui met en exergue l’entrepreneur et son capital humain. Ensuite, elle tient compte explicitement de l'enracinement social des entrepreneurs et plus précisément de leur enracinement familial « family embeddedness ». Ainsi, l’étude s’ouvre à l'entrepreneur et son conjoint, donc au couple d’entrepreneurs. Cette thèse s'inscrit dans les domaines de recherche de l'entrepreneuriat et de l'entreprise familiale, et emprunte des concepts et des théories à l'économie et à la sociologie. Chacun des quatre articles qui constituent la thèse est une étude autonome destinée à la publication. Néanmoins, toutes les études se rapportent à une problématique centrale qui traite des aspects encore négligés concernant les liens entre les résultats des petites entreprises, l'entrepreneur et le couple d’entrepreneurs. / This thesis focuses on a study of the hitherto neglected aspects of the resources immediately accessible to entrepreneurs of young and small businesses. Based on the argument that the resources immediately available to entrepreneurs are their human and social capital, the study is primarily centered on individual reading, which highlights the entrepreneur and his human capital. Then, it explicitly takes into account the social roots of entrepreneurs and more specifically their family-embeddedness. Thus, the study opens to the entrepreneur and his spouse, thus to the couple of entrepreneurs. This thesis is part of the research fields of entrepreneurship and the family business, and borrows concepts and theories from economics and sociology. Each of the four articles that make up the thesis is an independent study for publication. Nevertheless, all the studies relate to a central issue that deals with the still neglected aspects of the links between the results of small firms, the entrepreneur and the couple of entrepreneurs.

Este trabalho teve como objetivo estudar o sistema de controle gerencial como fator de influência na transição entre estágios do Ciclo de Vida Organizacional de uma empresa familiar brasileira. Embora as empresas familiares são a forma predominante de negócios no mundo inteiro, as pesquisas em Contabilidade Gerencial, considerando suas peculiaridades na gestão, ainda são escassas. A teoria do Ciclo de Vida Organizacional visa classificar as diversas etapas do ciclo de vida das organizações de acordo com as características ao longo de sua existência, desde o nascimento, passando pelo crescimento, maturidade, possível renovação e eventual declínio; por outro lado o sistema de controle gerencial age como facilitador viabilizando a estruturação e definição de metas e estratégias, direcionando as ações de acordo com os objetivos da organização. Com isso, a presente pesquisa procura compreender como o sistema de controle gerencial, apoiado no modelo de (Malmi e Brown, 2008), podem ter influenciado, no sentido de ter viabilizado a empresa a passar pelas diversas etapas em seu ciclo de vida até o estágio atual. O estudo foi realizado em um grupo educacional privado, com mais de 50 anos de existência, que começou com apenas duas salas de aula e hoje é um dos maiores grupos privados no ramo educacional no país, gerenciado ainda por um dos fundadores, em conjunto com a segunda geração. Quanto à metodologia, foi adotada como estratégia de pesquisa o estudo de caso longitudinal retrospectivo, de natureza qualitativa. Para a coleta de dados, foram utilizadas múltiplas fontes de pesquisa, como a observação direta, análise de documentações e entrevistas semiestruturadas para identificação dos diversos estágios e entendimento da evolução do sistema de controle gerencial ao longo do tempo, além de aplicação de questionário para identificação do ciclo de vida atual da empresa. Entre as contribuições do estudo, destacam-se, as dinâmicas do sistema de controle gerencial como fator de sustentação e viabilização na mudança de estágios, assim como a identificação de subestágios de transição não identificados de forma explícita nas teorias de ciclo de vida organizacional ou estudos cross sectionals. O estudo de caso demonstrou as características de gestão, enquanto empresa familiar, o desenvolvimento e evolução do sistema de controle gerencial viabilizando as transições entre estágios, especialmente do estágio do Crescimento para a Maturidade e da Maturidade para Renovação, onde é necessário um período de preparação e reorganização dos controles para avançar nos estágios do ciclo de vida organizacional. / The study seeks to describe and understand the role of management control systems as factor of influence in the Organizational Life Cycle as result of a case study in a 50-year-old Brazilian University family-controlled business as it has been transformed from a small education business to one of the biggest private conglomerate of Universities in Brazil. Although familiar firms are predominant form of business around the world, the studies considering their peculiarities of management in managerial accounting are scarce. Organizational Life Cycle categorizes the various stages of firms considering predominant characteristics in each life cycle. Management control systems works offering tools to establish and direct actions in order to accomplish organizational goals. This study attempts to understand the nature of familiar management and dynamic of management control systems based in the framework of Malmi e Brown (2008) through Planning, Cybernetic controls, Reward and Compensation, Administrative Controls and Cultural Controls acting as influence becoming viable the development of the organization through Organizational Life Cycle stages. The research method for the study is a longitudinal case study using qualitative methodology where data for analyses are gathered from multiple sources including document analysis, observations, semi-structured interviews to identify the various stages and the level of management control systems, furthermore, a questionnaire was applied to identify the actual stage of Organization Life Cycle. Contributions of this work to the literature involves understanding the nature and peculiarities of familiar business through stages, their values and the adoption of management control system as factor of evolvement in the organizational life cycle and the identification of sub-stages in life cycle not presented in the traditional models or cross sectionals studies. The Case demonstrated characteristics of controls and involvement of the family during the various stages of Family Business, the role of management control systems as factor of influence in maintenance or development in Organizational Life Cycle, transition time (sub-stages) whereas it is necessary preparation and implementation of controls to achieve advanced stages, especially to Maturity and Renewal stages.

The small company was born and raised in family management templates and is in a moment realizes the need to professionalize, adopt seen that as a growth strategy, franchising. For Cia Book convert into a franchise network is important to understand that the process of professionalization terminating in its wake a series of measures to separate the sphere of corporate governance of family management, since the rationality peculiar to each them would be incompatible. The relevance of this study is to understand that the process of professionalization of a small business is able to overcome the challenges and habits of family management, and respond with a higher degree of efficiency to the challenges of the business environment. The action research method was chosen because it clearer when there are practical goals of immediate nature, and propose solutions where possible and follow the corresponding, or at least shares, do advance the awareness of the participants with regard to the existence of obstacles and solutions. / O presente trabalho tem por objetivo a implanta??o do modelo de franchising na Cia do Livro. A empresa foi fundada na cidade de Valen?a, situada no interior do estado do Rio de Janeiro, no ano de 2000, com o intuito de atender um mercado de aproximadamente 70 mil habitantes e ap?s doze anos de mercado, prosperou e atualmente atende tamb?m ?s cidades de Vassouras, Tr?s Rios, Volta Redonda e Barra do Pira?, todas localizada na regi?o Sul Fluminense. A equipe de colaboradores somam trinta e quatro funcion?rios que atendem a demanda aproximada de duzentos e cinquenta mil consumidores. The unique context of this type of company, its distinctive resources and ability to generate competitive advantage reveal the importance of studies on family companies, however in Brazil these researches are still in a premature phase. Among the researched literature, it was not possible to identify studies that portrayed how to professionalize family management, indicating which paths should be taken to make the process more assertive. Its own characteristics and complexities, arising from the interrelationship between family, property and management, make the family business an organization more complex than the others, and as such requires a peculiar type of management and, in the case of a family higher education institution, the union of two distinct types of organization are involved: the higher education institution and the family business, which together enhance the complexity both of them already have. Professionalization represents an evolution in the management of the company, through a formalized process and structured as a way to keep it sustainable, competitive and long-lasting. However, obstacles are encountered in the course of the professionalization process; among others, may be related to issues related to organizational culture, interpersonal relations, power, informal structure and centralized decision making. The behavior of organizations varies according to their culture, and because it represents the identity of the company it influences the organization in practically all its dimensions, therefore, the appropriation of the cultural traits can aid in the decision making. In view of this, this study had as its final objective, based on the diagnosis of the organizational culture of a Medium-sized Family Education Institution, to formulate a plan of action to provide conditions for professional management. The research was conducted through a single case study, with an applied, descriptive and exploratory character, with a qualitative and qualitative approach. the target population of the study was constituted by effective employees of the organization, located in the administrative and pedagogical sectors. The data were collected by means of a survey of company documents, participant observation, informal interviews and IBACO- Brazilian Organizational Culture Evaluation instrument, which, in addition to allowing a more consistent portrayal of organizational reality, also contributed to overcoming possible deficiencies resulting from research and methods. The qualitative data were treated by content analysis and the quantitative by descriptive statistical technique; the triangulation of sources and methods was performed. The theoretical construct grounded the analyzes and discussions of the results, also contributing in the articulation of ideas to formulate the intended action plan. The results found partially confirmed the hypotheses initially formulated and raised others that resulted in a new theoretical perspective. / As empresas familiares possuem papel relevante na economia do pa?s; representam aproximadamente 99% das empresas privadas, respondem por 2/3 dos empregos, e micro e pequenas empresas familiares, juntas, s?o respons?veis por 52% do PIB. O contexto ?nico desse tipo de empresa, seus recursos distintivos e capacidade em gerar vantagem competitiva revelam a import?ncia de estudos sobre as empresas familiares. Todavia, no Brasil, essas pesquisas ainda est?o em fase prematura. Dentre as literaturas pesquisadas, n?o foi poss?vel identificar estudos que retratassem como profissionalizar a gest?o familiar, indicando quais os caminhos deveriam ser percorridos para tornar o processo mais assertivo. Caracter?sticas e complexidades pr?prias, advindas do entrelace das rela??es entre fam?lia, propriedade e gest?o, fazem da empresa familiar uma organiza??o mais complexa que as demais e, como tal, exigem um tipo peculiar de gest?o e, no caso de institui??o de ensino superior familiar, a uni?o de dois tipos distintos de organiza??o est?o envolvidas: a institui??o de ensino superior e a empresa familiar que, juntas, potencializam a complexidade que ambas, isoladamente, j? possuem. A profissionaliza??o representa uma evolu??o na gest?o da empresa, atrav?s de um processo formalizado e estruturado como forma de mant?-la sustent?vel, competitiva e longeva. Por?m, entraves s?o encontrados no decorrer do processo de profissionaliza??o; dentre outros, podem estar relacionados com quest?es relativas ? cultura organizacional, rela??es interpessoais, poder, estrutura informal e decis?o centralizada. O comportamento das organiza??es varia de acordo com a sua cultura, e por representar a identidade da empresa, ela influencia a organiza??o em praticamente todas as suas dimens?es, por isso, a apropria??o dos tra?os culturais pode auxiliar nas tomadas de decis?o. Diante disso, este estudo teve por objetivo final, a partir do diagn?stico da cultura organizacional de uma Institui??o de Ensino Familiar de M?dio Porte, formular um plano de a??o para propiciar condi??es de profissionaliza??o da gest?o. A pesquisa foi conduzida por meio de estudo de caso ?nico, de car?ter aplicado, descritivo e explorat?rio, com abordagem qualitativa e quantitativa. A popula??o alvo do estudo foi constitu?da por funcion?rios efetivos da organiza??o, lotados nas ?reas administrativa e pedag?gica. Os dados foram coletados por meio de levantamento de documentos da empresa, observa??o participante, entrevistas informais e question?rio IBACO - Instrumento Brasileiro de Avalia??o da Cultura Organizacional, que al?m de permitir um retrato mais consistente da realidade organizacional, tamb?m contribuiu para superar poss?veis defici?ncias decorrentes da investiga??o e m?todos. Os dados qualitativos foram tratados por an?lise de conte?do e o quantitativo por t?cnica estat?stica descritiva; a triangula??o de fontes e m?todos foi realizada. Although familiar firms are predominant form of business around the world, the studies considering their peculiarities of management in managerial accounting are scarce. Organizational Life Cycle categorizes the various stages of firms considering predominant characteristics in each life cycle. Management control systems works offering tools to establish and direct actions in order to accomplish organizational goals. This study attempts to understand the nature of familiar management and dynamic of management control systems based in the framework of Malmi e Brown (2008) through Planning, Cybernetic controls, Reward and Compensation, Administrative Controls and Cultural Controls acting as influence becoming viable the development of the organization through Organizational Life Cycle stages. The research method for the study is a longitudinal case study using qualitative methodology where data for analyses are gathered from multiple sources including document analysis, observations, semi-structured interviews to identify the various stages and the level of management control systems, furthermore, a questionnaire was applied to identify the actual stage of Organization Life Cycle. Contributions of this work to the literature involves understanding the nature and peculiarities of familiar business through stages, their values and the adoption of management control system as factor of evolvement in the organizational life cycle and the identification of sub-stages in life cycle not presented in the traditional models or cross sectionals studies. The Case demonstrated characteristics of controls and involvement of the family during the various stages of Family Business, the role of management control systems as factor of influence in maintenance or development in Organizational Life Cycle, transition time (sub-stages) whereas it is necessary preparation and implementation of controls to achieve advanced stages, especially to Maturity and Renewal stages.

本研究從代理理論及現金政策觀點,探討家族企業與非家族企業在股利政策上之異同,並進一步分析市占率之影響。本研究就三個不同層面來分析家族特性對股利政策之影響,實證結果發現家族企業和非家族企業在現金股利、股票股利政策之選擇上,有所不同。相較於非家族企業,家族企業較不會發放、發放較少現金股利及股票股利,且較不會增加現金股利,且若家族企業市占率愈低時,較不會發放、發放較少、較不會增加現金股利及股票股利。 / We investigate whether there is any difference between family and non-family firms on dividend policy. Consistent with my predictions, the results indicate that family firms are generally different from non-family firms in both cash and stock dividend policies. We find that family firms are less likely to pay dividends and tend to pay less dividends. Also, family firms are less likely to increase cash dividends. These findings are more pronounced when family firms have less market share.

Language Brokering a Dynamic Phenomenon: A Qualitative Study Examining the Experiences of Latina/o Language Brokers

Language brokers are children of immigrants who use their skills as bilinguals to interpret or translate for their family and/or community members. Although language brokering may begin in childhood or preadolescence, language brokering may continue until adulthood. While there are a small number of studies that have touched upon change over time, this study’s primary focus is on language brokers’ experiences relating to change over time. This was accomplished through semi-structured in depth retrospective interviews among Latina/o young adults attending small liberal arts colleges. Three aspects of language brokering were examined, the practice of language brokering, feeling towards language brokering, and family dynamics. Three new aspects of language brokering emerged, brokering for parent’s business, brokering for the community, and brokering technology. Siblings played the role of the language broker at different points in time and to different extents. Parents’ English language developed, and they were able to navigate some tasks due to their language development and their experience completing typical forms. Feelings of joy and frustration, in deed, coexist. Feelings towards language brokering also changed from embarrassment and nervousness to confidence and satisfaction. The patterns and experiences found in this study highlight the complexity and dynamic nature of language brokering.
