As questões abordadas dizem respeito à problemática da inserção ocupacional do jovem no Brasil. Geralmente, no caso do ramo comerciário, essa inserção representa a experiência do primeiro emprego e, de maneira geral, é marcada pela precariedade salarial e a alta taxa de rotatividade no trabalho. Para abordar esse universo, este estudo parte das vivências e experiências de trabalho sentidas pelos jovens trabalhadores da C&A, empresa de moda que representa uma das principais cadeias internacionais de loja de varejo. A discussão levantada versa entre o debate com a literatura proposta, a análise de trajetórias de vida e de depoimento dos entrevistados. Com isto, busca-se ao longo desta dissertação, dar ênfase tanto às transformações ocorridas sobre o padrão de inserção do jovem no mercado de trabalho brasileiro, como às formas de gestão e organização do trabalho presentes nas lojas da C&A, e, principalmente, à maneira como estas incidem sobre a vida dos jovens comerciários. Neste sentido, a proposta é explorar analiticamente diversos aspectos da vida desses jovens no que tange suas expectativas de futuro, concepções de mundo, anseios pessoais, as suas relações familiares e de amizade, o valor conferido à educação, bem como os impactos do trabalho no desenvolvimento das relações pessoais e na saúde. A investigação foi conduzida a partir da revisão bibliográfica, consulta e análise de fontes secundárias, coleta de dados, aplicação de questionário, observação direta e entrevistas. / The present research proposes to describe and analyze the working and living conditions of young Brazilian commerce workers. The questions that guide this research are related to the challenging insertion of young Brazilians in the labor market. Generally, in the case of the commerce sector, this insertion represents the experience of their first job, and, in general, is marked by a precarious wage and high rate of turnover at work. In order to approach this, the study starts from in the experiences at work reported by the youth workers of C&A, which is one of the main international chains of fashion retail. The argument is built with specific literature on that regard, the analysis of young workers details as well as the testimony of those interviewed. Through this dissertation, it is sought to emphasize both transformations that have occurred on the pattern of labor market insertion for young Brazilians, and forms of labor management and organization present at C&A stores, especially how that affects the lives of the young commerce workers. In that sense, the propose to explore analytically various aspects of the lives of these young people in terms of their future expectations, world views, personal yearnings, family relationships and friendships, the value given to education, as well as the impacts of labor in the development of personal relationships and in health. The research conducted in the Linha de Pesquisa Educação, Trabalho e Movimentos Sociais (Research Line Education, Labor and Social Movements) was carried out to understand the conception of quality of education in our society through the analysis of documents, bibliographic study of education researchers and interviews with seven Portuguese Language and Mathematics elementary school teachers in the fifth scholar year of three schools from the Rede Municipal de Educação - RME (Municipal Education Network) of Goiânia. The research investigated the socio-historical origin of quality as a question from the productive restructuring of flexible accumulation in the working world and how the school was being transformed with this transition. The effects on education from the spatiotemporal compression were studied based on Harvey (2012) and concepts present in UNESCO documents that demonstrate a logical measurable of quality of education by the application of exams and conversion indexes, also present in Brazilian educational policies analyzed by researchers of this area. The Prova Brasil (Brazil Exam) and the Índice de Desenvolvimento da Educação Básica- IDEB (Development Index of Basic Education (IDEB) are cited as examples in the country of systemic evaluation and quality benchmarks. This research also sought to understand the issue of quality within the context of schools organized by cycles of formation, which is the model adopted across the RME. The empiric work conducted with teachers questioned the concept of quality education and proper meaning of the index IDEB within the school, since it has been widely adopted. The data showed that both researchers and teachers denounced the poor quality of public education in Brazil, citing problems with lag in student learning, little involvement of the family in monitoring the educational learning path of their children and unsatisfactory working conditions. Furthermore, the index IDEB was not considered the best reference for the analysis of quality education as a whole. The investigation revealed the need for a clarification about what is wanted by quality education, with the establishment of clear goals, strategies which solve problems and the cooperation to achieve this. / A presente dissertação analisa o discurso acerca da qualidade da educação, temática de relevância histórica para o campo pedagógico que tem adquirido destaque nas políticas educacionais brasileiras e nos meios de comunicação. O objetivo da pesquisa realizada na Linha de Pesquisa Educação, Trabalho e Movimentos Sociais foi compreender a concepção de qualidade da educação na nossa sociedade por meio da análise de documentos, estudo bibliográfico dos pesquisadores da área e entrevista com sete professores do ensino fundamental de Língua Portuguesa e Matemática, no 5º ano de três escolas da Rede Municipal de Educação (RME) de Goiânia. A pesquisa investigou a origem sócio-histórica da qualidade como questão a partir da reestruturação produtiva da acumulação flexível no mundo do trabalho e como a escola se transformou com essa transição. Os impactos da compressão espaço-temporal na educação mundial foram estudados a partir de conceitos presentes em documentos da UNESCO, que demonstram uma lógica de qualidade da educação mensurável por meio da aplicação de testes e conversão de índices, também presentes nas políticas educacionais brasileiras analisadas por pesquisadores da área. A Prova Brasil e o Índice de Desenvolvimento da Educação Básica (IDEB) são citados como exemplos utilizados no país de avaliação sistêmica e referencial de qualidade. Buscou-se também compreender a questão da qualidade no contexto diferenciado da organização de ciclos de formação humana, que é o modelo adotado pela rede verificada. A pesquisa de campo interrogou, junto aos professores, o conceito de qualidade da educação e o sentido próprio desse índice no interior da escola, uma vez que ele tem sido amplamente difundido. Os dados demonstraram que tanto os pesquisadores como os professores denunciam a má qualidade da educação pública brasileira, com problemas de defasagem na aprendizagem dos alunos, pouco comprometimento da família no acompanhamento das trajetórias escolares dos filhos e as insatisfatórias condições de trabalho. Além disso, o índice IDEB não foi considerado o melhor referencial para a análise da qualidade de educação como um todo. A pesquisa revelou a necessidade de haver um esclarecimento do que se intenta por uma educação de qualidade, bem como o estabelecimento de metas claras e estratégias que solucionem os problemas existentes e cooperem para seu alcance.

Flexibelt arbete och arbetsmiljöarbete : En intervjustudie om chefers upplevelser av att leda psykosocialt arbetsmiljöarbete när medarbetare arbetar flexibelt

Problemformulering: Flexibelt arbete har blivit allt vanligare i arbetslivet, vilket innebär att enskilda medarbetare har ökat inflytande över när, var och hur de utför sitt arbete. Flexibelt arbete har visats kunna påverka medarbetares psykosociala arbetsmiljö såväl positivt som negativt vilket gör att tillväxten av flexibelt arbete ställer högre krav på- och bidrar till nya utmaningar för chefer, inte minst vad gäller det psykosociala arbetsmiljöarbetet. Syfte: Syftet med studien var att studera chefers upplevelser av att leda det psykosociala arbetsmiljöarbetet i organisationer med flexibelt arbete. Metod: För att besvara syftet har en kvalitativ metod med en induktiv ansats tillämpats. Data samlades in genom semistrukturerade intervjuer där nio chefer inom kommunal verksamhet intervjuades. Intervjuerna transkriberades och materialet analyserades med en kvalitativ innehållsanalys, med manifest tolkning. Resultat och slutsats: Analysen resulterade i fyra huvudkategorier med sammanlagt tretton underkategorier. Flexibelt arbete bidrar med en rad chefs- och ledarskapsutmaningar kopplade till det psykosociala arbetsmiljöarbetet. Trots detta var inställningen till flexibelt arbete i huvudsak positiv bland cheferna, vilket i stor utsträckning berodde på de övervägande positiva effekterna flexibelt arbete visat sig ha på medarbetare och deras välmående. Därför dras slutsatsen att de chefs- och ledarskapsutmaningar som identifierats i studien kompenseras av de positiva effekter flexibelt arbete har på medarbetare, vilket är gynnsamt för ett hållbart psykosocialt arbetsmiljöarbete. / Aim: The aim of the study was to study managers' experiences of leading the psychosocial work environment work in organizations with flexible work.  Method: To answer the purpose, a qualitative method with an inductive approach has been applied. Data was collected through semi-structured interviews where nine managers in municipal operations were interviewed. The interviews were transcribed and the material was analyzed with a qualitative content analysis, with manifest interpretation.   Results and conclusion: The analysis resulted in four main categories with a total of thirteen subcategories. The results showed that flexible work contributes to managerial and leadership challenges linked to psychosocial work environment work. Despite this, attitudes towards flexible working were generally positive among managers, largely due to the predominantly positive effects flexible working was shown to have on employees and their well-being. Therefore, it is concluded that the managerial and leadership challenges identified in the study are compensated by the positive effects flexible working has on employees and their well-being, which is favorable for sustainable psychosocial work environment work.

Syftet med denna studie är att undersöka ledarskap på distans och urskilja skillnader från traditionellt ledarskap i en svensk storbank. Covid-19 penademin förändrade storbankens förutsättningar och tvingade fram en strukturförändring från kontors baserat arbete till distansarbete. Studien utforskar hur förutsättningar för arbetet hos medarbetare och ledare inom storbanken påverkats. Vidare identifieras risker och utmaningar med virtuellt ledarskap i samband med distansarbete. Frågeställningarna som ligger till grund för studien lyder följande “På vilket sätt har ledarskapets förutsättningar förändrats från arbete på kontor till arbete på distans” samt “Hur kan ledare anpassa sig för att kunna leda medarbetare på distans?” Arbetsmarknaden har utvecklats snabbt och i samband med den digitala utveckling har nya arbetssätt tillkommit. Pandemin påskyndade utvecklingen ytterligare och på grund av restriktioner tvingades organisationer ändra arbetsstruktur för att kunna fortgå. Distansarbetet medförde helt nya förutsättningar samt risker och utmaningar för ledare. Genom att identifiera förutsättningar inom distansarbete samt urskilja skillnader mellan traditionellt ledarskap och virtuellt ledarskap kan man möta risker och utmaningar i distansarbetet. Ledare kan få bättre förutsättningar och en ökad förståelse om hur man leder medarbetare på distans. Det empiriska underlaget har samlats in genom intervjuer och respondenter som legat till grund för dataunderlaget är anställda inom storbanken. Av totalt åtta respondenter har sex stycken rollen som ledare och två medarbetare. Den teoretiska referensramen har legat till grund för vår analys av dataunderlaget. Resultatet indikerar på att ledare behöver strukturera en interaktionsplan med medarbetare som arbetar på distans. En individualisering av sociala utvärderingar kan tillgodose medarbetarens behov efter stöd och motivation. Utöver dessa insatser är det viktigt att ledare implementerar sociala icke arbetsrelaterade aktiviteter för att skapa gemenskap och stärka relationer inom organisationen. / The aim of the study is to examine remote leadership and distinguish differences from traditional leadership in a swedish bank. The pandemic known as covid-19 forced the swedish bank to organizational structure change from office based work to remote work. The study investigates how coworkers and leaders in the swedish bank were affected as their conditions in the bank changed to virtual leadership. Furthermore identifying risks and challenges with virtual leadership in a remote working environment. The issue for the base of this study is “In what way have the conditions for leadership changed fromwork in the office to remote work” and “How can leaders adapt to lead employees remotely?” The labor market has developed rapidly and in connection with digital development, new working methods have been added. The pandemic further accelerated development and due to restrictions, organizations were forced to change their workstructure in order to survive. Remote work brought completely new conditions as well as risks and challenges for leaders. By identifying conditions in remote work and distinguishing differences between traditional leadership and virtual leadership, one can meet risks and challenges. Leaders can get better conditions and an increased understanding of how to lead employees. The empirical data has been collected through interviews and respondents who formed the basis for the study are employees of the Swedish bank. Out of 8 respondents, 6 are employed as managers and 2 employees at the major bank. The theoretical frame of reference has formed the basis for our analysis of the empercial data. The results indicate that leaders need to structure an interaction plan with employees who work remotely. An individualization of social evaluations for employees can satisfy the employee's need for support and motivation. In addition to these efforts, it is important that leaders implement social non-work-related activities to create unity and strengthen relationships within the organization.

Återhämtning i ett flexibelt arbetsliv : – en registerstudie om behov av återhämtning utifrån föräldrastatus

Flexible working arrangements have increased significantly, especially as a result of Covid-19. Previous research has described the deregulation of traditional work forms as an opportunity to increase control among employees. On the other hand, research also shows that more flexibility increases the individuals’ responsibility to set boundaries and make time for sufficient recovery. The purpose of this study was to investigate differences in the need for recovery among workers with flextime and non-regulated work hours, while also comparing the employees based on parental status.The study also investigates whether the need for recovery differs among flexible workers parental status, while controlling for the perception of control. A registry study was conducted using a cross-sectional design and data from 830 flexible workers have been analyzed. Results show no significant difference in the need for recovery among employees with flextime compared to non-regulated work hours. Neither did the results show a significant difference among flexible workers based on their parental status. Lastly, results showed that the employees’ perception of control was associated with the need for recovery. In conclusion, no significant differences were found among the groups, but findings suggest that employees’ perception of control is associated with their need for recovery. Research question: Is adopting flextime, remote work, and four-day workweeks advantageous to employees and organizations?  Purpose: Advances in technology and the changing nature of work have led to organizations adopting remote work, flextime, and a four-day workweek. The aim is to comprehend how these could affect employees and organizations, then advise organizations on whether to implement them. Employee productivity, satisfaction and well-being are assessed, as well as potential benefits and challenges. The result demonstrates an understanding of advantages, disadvantages, personal interests and critiques, followed by recommendations on facing emerging challenges and suggestions for further research.  Method: The research development is of an inductive nature. A mixed-method technique is used, with 7 respondents contributing to the qualitative research and 120 participants to the quantitative. Most respondents are dispersed around Sweden, but a few from foreign nations are also included to get a global viewpoint. The results are evaluated and contrasted with theoretical data from prior research.  Conclusion: The concepts have proven to be of great interest to employees, with a minority being against some. Many employees feel burned out and unsatisfied with a traditional 5-day workweek, and thus support a 4-day one that would allow more quality time for themselves and to socialize. A vast majority are interested in companies that grant the flexibility to work remotely and schedule their own hours, over those that do not. Trials of the concepts have resulted in increased productivity, and efficiency, better mental and physical health, higher job satisfaction, equality, work-life balance, as well as reduced turnover, burnout, stress and resentment towards management. The concepts would not work for every business or location, but they are highly advantageous to employees and organizations where they suit.

Examining Employee Use Of Family-friendly Benefits With The Theory Of Planned Behavior

The purpose of the present study was to investigate the factors that may be related to employees' decisions to use the family-friendly benefits (e.g., maternity/paternity leave, flexible work schedule) that are offered to them by their employers. Research has shown that both employees and organizations benefit when employees use family-friendly benefits. However, research has also shown that many employees do not take advantage of such benefits. Studies examining this issue are limited, and much of the research that has been conducted is anecdotal and atheoretical. The present study overcame this problem by empirically examining the use of family-friendly benefits within the theoretical context of Ajzen's (1991) theory of planned behavior. The results of this study support the theory of planned behavior. Specifically, the results indicated that whether an individual perceived he/she had control over the use of family-friendly benefits was the most predictive of whether he/she intended to use them. Whether the individual perceived that others would approve of these behaviors was also predictive of intention to perform the behaviors. In addition, an individual's intention to take leave or use a flexible work schedule was the most predictive of whether he or she actually engaged in the behaviors. Implications for practice as well as future research directions are also discussed.
