Notre travail de recherche porte sur la problématique de la structuration de la gestion des ressources humaines appliquée au champ de l'aide à domicile. La proposition principale de cette recherche est que l'évaluation de la qualité de l'emploi (représentations et pratiques) articulée à l'implication organisationnelle et l'engagement au travail des aides à domicile influence très largement la gestion des ressources humaines dans le secteur de l'aide à domicile, et sa performance. Nous avons d'abord procédé à une revue de la littérature sur le secteur des services à la personne en se focalisant sur l'activité de l'aide à domicile aux personnes âgées. Ensuite, nous avons abordé les différents concepts clés : la qualité de l'emploi, l'implication organisationnelle et l'engagement au travail. Les théories de contrat psychologique et de « care » ont également été mobilisées dans le cadre des relations d'emploi. Puis nous avons réalisé successivement deux études qualitatives à l'aide d'entretiens semi-directifs auprès de salariés et de managers du secteur. Nous avons traité les données à l'aide de deux logiciels (Nvivo et Tropes). Les résultats de cette recherche montrent une hétérogénéité au niveau des représentations de la qualité de l'emploi. Bien que certains éléments positifs aient été relevés, de nombreux points d'ombre demeurent au niveau de ces représentations. Ainsi, les pratiques ne sont pas toujours convergentes, une marge de manœuvre limitée a été constatée, notamment au niveau du financement des formations des salariés. Les deux types d'acteurs qui ont été interrogés n'ont pas la même perception. L'implication organisationnelle des salariés et leur engagement au travail dans ce secteur reposent sur des critères moins classiques par rapport à d'autres domaines. Dans le champ de l'aide à domicile aux personnes âgées, la conscience professionnelle de certains salariés est déterminante et repose sur les qualités relationnelles avec les bénéficiaires. Les liens affectifs qui sont tissés, entrainent plus d'attention, de responsabilité, et le développement d'un sentiment de compétences. Dans cette recherche, tous ces éléments donnent une certaine légitimité à la théorie du care. / This research focuses on the problem of human resources management structuring in the field of home care services. The main proposal of this thesis is that, the evaluation of work quality (representations and practices) connected to work commitment and job involvement of home care employees, influence widely human resources management and its performance in this sector. We initially conducted a literature review in the sector of person-toperson services, we focused on the home care service activities. Then, we analysed the various key concepts: employment quality, work commitment and job involvement. Psychological contract and “care” theories were also mobilized within the framework of the employment relations. Then we successively carried out two qualitative studies using semi-directing interviews with the employees and managers of the sector. We analysed the data using two software (Nvivo and Tropes).We noted a heterogeneity of work quality representations. Although some positive elements were raised, a number of areas in people's representations are still unclear. The practices are not always convergent; a limited scope was noted particularly in the financing of employee's trainings. These two types of actors who were questioned do not have the same perception. Work commitment and job involvement of the employees in this sector are not based on classical criteria compared to the other fields. In the area of home care of elderly, the conscientiousness of Home Help aides is crucial and relies on interpersonal skills. The emotional ties developed between Home Help aides and users; involve more sense of responsibility and the development of a kind of competence feeling. In this research, all these elements give certain legitimacy to the “care” theory.

La mobilisation dans la littérature pédagogique managériale : une analyse de contenu de manuels de formation / Employee mobilization in educational management literature : an analysis of training manuals

À l’instar des études en sociologie du travail qui, depuis 1980, s’intéressent à la subjectivité au travail comme voie d’intelligibilité des enjeux sociaux, cette thèse porte sur la valorisation par le discours pédagogique managérial de la mobilisation, plus particulièrement celle d’un régime fondé sur l’enrôlement des subjectivités. Il est généralement admis que cette mobilisation constitue le champ classique de la gestion des ressources humaines (GRH). Qu’en est-il des autres domaines de l’organisation ? La mobilisation y serait-elle valorisée tous azimuts ? L’hypothèse a notamment été posée par Tremblay et al. (2005), qui proposent un modèle d’analyse fondé sur quatre champs organisationnels : 1) les pratiques de GRH ; 2) l’organisation du travail ; 3) le leadership et ; 4) la vision, la mission, les objectifs et les valeurs), comme autant de leviers d’action pour mobiliser le personnel. L’objectif principal de cette thèse est de vérifier, par une analyse de contenu de manuels de formation en GRH, si le modèle de Tremblay et al. (2005) est diffusé dans la littérature pédagogique managériale, sans pour autant prendre pour acquis que cela se traduit dans les situations concrètes de travail. Les apports de cette thèse sont triples : elle montre que la mobilisation du personnel et ses dimensions associées (soit l’habilitation, la motivation, l’adhésion et l’engagement) sont présentées par le discours pédagogique managérial comme le pivot de la nouvelle pratique de GRH, tant du point de vue des pratiques, de l’organisation du travail et du leadership, que de la vision, de la mission, des objectifs et des valeurs. Plus encore, elle révèle que la mobilisation y est qualifiée d’émancipatoire, dans la mesure où elle est décrite comme un vecteur de réalisation de soi pour le travailleur et, parallèlement, une voie de rentabilité pour l’organisation. Au-delà de cette vaste entreprise de mobilisation de la subjectivité, l’analyse montre que la littérature pédagogique managériale est porteuse d’un véritable ethos du travail, qui valorise une centralité forte de l’activité professionnelle, une finalité expérientielle et un lien d’emploi fondé sur une transaction subjective entre les parties, bref, un ethos du travail en phase avec les normes managériales contemporaines. Au terme de l’exercice, la thèse examine un ensemble de réflexions quant aux conséquences individuelles et sociales des normes de mobilisation de la subjectivité diffusées par le discours managérial contemporain. / Since 1980, workplace sociology studies have taken an interest in subjectivity in the workplace as a mean of understanding social issues. In a similar fashion, this thesis deals with the way in which the educational management approach promotes engagement, and more particularly engagement as part of a regime based on the mobilization of subjectivities. It is generally conceded that employee mobilization is the classic realm of human resources management (HRM). But is this also true in other fields of organization? Is mobilization valued as highly elsewhere? The assumption is made by Tremblay et al. (2005) who propose a model of analysis based on four organizational fields 1) practices in HRM; 2) work organization; 3) leadership and; 4) vision, mission, objectives and values as so many levers to spur employee mobilization. The main objective of this thesis is to analyze HRM training manuals to establish whether the Tremblay et al. (2005) model is used widely in educational management literature without, however, assuming that this is reflected in concrete work situations. This thesis makes a triple contribution. It shows that employee mobilization and aspects related to it (enablement, motivation, sense of belonging and commitment) are portrayed as central to the new HRM practices by educational management literature in the areas of practices, work organization, leadership, vision, mission, objectives and values. Moreover, it reveals that mobilization is viewed as a source of emancipation – insofar as it is described as a vector of self-realization for the employee and, parallel to this, a path towards profitability for the business. Lastly, the thesis shows that beyond this vast attempt to mobilize subjectivity, educational management literature is the medium of a true work ethos that encourages the strong centrality of professional activity, experience as an end in itself and work relations based on a subjective transaction between both parties. In short, this ethos follows the principles of contemporary management norms. The thesis concludes with an examination of a set of reflections on the individual and social consequences of subjectivity engagement norms disseminated by contemporary management discourse.

Dimensionamento do pessoal de enfermagem em assistência domiciliária: percepção de gerentes e enfermeiras. / Dimensioning of nursing staff in home care: managers and nurses\' perception.

A presente pesquisa teve como objetivos: reconhecer nos discursos de gerentes e enfermeiras que atuam em assistência domiciliária (AD), na cidade de São Paulo, a identificação dos critérios utilizados para dimensionar o pessoal de enfermagem nesse tipo de assistência e propor um modelo que norteie o dimensionamento desse profissional. O estudo apoiou-se no método qualitativo, os dados foram coletados por meio de entrevistas semi-estruturadas e analisados pelo processo de análise de conteúdo, segundo Bardin (1977). As questões norteadoras foram a descrição da indicação de um paciente para AD e como planejam o pessoal de enfermagem. Participaram do estudo 48 profissionais de 24 instituições, sendo 24 gerentes e 24 enfermeiras responsáveis pela enfermagem. Destes, oito eram do setor público e 40 do privado. A média do tempo de experiência em AD dos gerentes foi de 11,83 e das enfermeiras, 6,94 anos. Todos os discursos foram submetidos à análise interpretativa, evidenciando a construção de três categorias: a elegibilidade do paciente, o tempo despendido na assistência e o perfil profissional. A primeira categoria constituiu-se dos critérios de indicação do paciente que, na maioria, são de competência do médico do hospital, posteriormente, avaliados pelo médico da AD. A enfermeira e a assistente social verificam a viabilidade da prestação de serviço. A estabilidade clínica e a presença do cuidador familiar são um dos principais pré-requisitos de elegibilidade do paciente, para todos os serviços independente de recurso financeiro. As condições adequadas de moradia, sua localização e redução dos custos hospitalares são componentes para eleição do paciente. O grau de dependência dos cuidados de enfermagem foi apontado pelos entrevistados como determinante para a classificação do paciente ao tipo de modalidade de AD, monitoramento, atendimento e internação domiciliária e consistiu na segunda categoria. A terceira categoria foi o perfil profissional, fator essencial no dimensionamento do pessoal de enfermagem em AD. As enfermeiras, técnicos e auxiliares de enfermagem que atuam via cooperativa, precisam agir com postura adequada no ambiente do paciente e seus familiares, e a qualidade de prestação de serviços está intimamente relacionada à presença de supervisão, orientação e direção da enfermeira. A identificação dessas categorias possibilitou vislumbrar um caminho para proposição de um modelo, para dimensionar o pessoal de enfermagem domiciliária e transformar dados intuitivos em cientificamente embasados. / The present research aimed to: recognize on discourses from managers and nurses who work with home care (HC) at the city of Sao Paulo, the identification of frameworks used for dimensioning the nursing staff in this kind of care and propose a model to guide the dimensioning of this professional. The study was based on the qualitative method; data was collected by semi-structured interviews and analyzed by the process of content analysis, according to Bardin (1977). The guiding questions were the description of indication of a patient to HC and how they plan nursing staff. Forty-eight professionals from 24 facilities attended the study, in which 24 were managers and 24 were nurses responsible for nursing. From these, 8 were from public setting and 40 from private. The average time of experience in HC for managers was 11.83 years and nurses 6.94. All discourses were submitted to interpretation analysis, becoming evident the creation of 3 categories: the patient eligibility, time spent in care and the professional profile. The first category was constituted of criteria for patient indication in which, most of the time, are the responsibility of the physician in the hospital, and subsequently, (s)he will be evaluated by the physician from HC. The nurse and social worker verify the feasibility of service delivery. The clinical stability and the presence of the family caretaker are one of the main requirements of patient eligibility for all services regardless of financial resources. The adequate housing conditions, its location and hospital cost reduction are components for patient election. The dependence degree of nursing care was pointed out by the respondents as determining for patient classification to the type of modality of HC, monitoring, attendance and home commitment and it consisted of the second category. The third category was the professional profile, essential factor on dimensioning the nursing home care staff and changing intuitive data into scientific-based ones.

A sustentabilidade ambiental vem ganhando cada vez mais espaço na área de Administração. Discussões recentes apoiam que uma boa gestão ambiental pode proporcionar fonte de vantagens competitivas significativas e duradouras. Assim, inúmeros estudiosos da área de gestão tem se dedicado ao tema e em meados da década de 1990 duas novas linhas de pesquisas surgiram: Green Human Resource Management (GHRM) e Green Supply Chain Management (GSCM). Pesquisas nestas áreas evidenciam que a gestão ambiental para ser efetiva precisa de práticas de Gestão de Recursos Humanos (treinamento, avaliação de desempenho, sistemas de recompensas, recrutamento e seleção), bem como de práticas que vão além dos \"muros da organização\", como compras verdes, eco-design, logística reversa e cooperação com os clientes. Apesar da importância que a literatura tem atribuído a esses dois construtos poucas pesquisas têm retratado, empiricamente, este relacionamento, principalmente, quando se visualiza a realidade brasileira e ainda mais quando se considerada a cadeia de suprimento das organizações. Assim, o objetivo desta pesquisa é verificar se há um relacionamento positivo entre práticas de treinamento ambiental e práticas externas de Green Supply Chain Management - compras verdes e cooperação com os clientes. Para tanto, realizou-se uma fundamentação conceitual sobre os temas mencionados e, com base nesta, construiu-se o questionário utilizado durante a fase empírica da pesquisa, um esurvey autoadministrado com 95 empresas possuidoras de certificação ISO 14001 localizadas no Brasil. Os resultados permitiram constatar que, de fato, o treinamento ambiental influencia positivamente práticas de compras verdes e cooperação com os clientes, com destaque para a primeira. Além disso, verificou-se que o porte das empresas não é tão significante ao controlar práticas de GSCM. Até o presente momento, acredita-se que esta seja a primeira pesquisa que apresenta um survey para testar o relacionamento entre treinamento ambiental e práticas externas de GSCM para empresas com certificação ISO 14001 no Brasil. / Environmental sustainability is achieving more attention in the Management field of knowledge. Recent discussions affirm that a better environmental management can be linked with a better competitive advantage. Thus, many scholars in the field of management have been devoted to the subject and in the mid-1990s two new lines of research have emerged: Green Human Resource Management (GHRM) showing that environmental management needs to be effective in terms of HRM practices (training, performance appraisal, reward systems, recruitment and selection); and Green Supply Chain Management (GSCM) showing that green practices should go beyond the \"walls of the organization\", as green purchasing, eco-design, reverse logistics and cooperation with customers. Despite the relevance of these topics, so far, little research have empirically verified if GHRM is related to GSCM, especially considering Brazilian context. The objective of this research is to verify if there is a positive relationship between environmental training as part of GHRM and green purchasing and cooperation with customers as part of GSCM. To this end, we carried out a literature review on the topics mentioned and, based on this; we constructed a questionnaire used during the empirical phase of the research. An e-survey with selfadministered 95 companies possessing ISO 14001 located in Brazil. The results demonstrated that, in fact, environmental training positively influences green purchasing practices and cooperation with customers, especially the first. Furthermore, it was found that the size of the companies is not a so significant variable when controlling GSCM practices. To the date, it is believed that this is the first study that presents a survey testing the relationship between environmental training and external GSCM practices for companies with ISO 14001 in Brazil.

Este trabalho procura ampliar os conhecimentos a respeito da influência do enfoque na geração do valor aos acionistas sobre as práticas de gestão de pessoas, com ênfase no ambiente da produção. Inicialmente, o trabalho resgata as origens e os fundamentos da concepção financeira e da concepção da geração de valor ao acionista das empresas, em que o principal foco é a valorização do preço das ações. Em seguida, é analisada a interface que estas concepções possuem com as práticas de gestão de pessoas, explorando o caráter bidirecional desta interface, uma vez que a função recursos humanos não só é influenciada pelas diretrizes das empresas, mas também é tida como uma das principais formas para ajudar a difundi-las, tendo em vista seu papel de agente de mudança de comportamento nas empresas. Neste sentido, são aprofundados três principais elementos que compõem, segundo a literatura, esta interface: a remuneração variável, gestão de desempenho e autonomia no trabalho. Por fim, é apresentado um estudo de casos múltiplos que busca verificar como a concepção financeira das empresas vem influenciando, de fato, estas práticas relacionadas à gestão de pessoas no nível da produção de organizações que atuam no Brasil, assim como o quanto estas práticas têm contribuído para a difusão da mentalidade de geração de valor ao acionista. O resultado deste estudo indica que, no plano conceitual, a influência da orientação à geração de valor ao acionista sobre as práticas de gestão de pessoas é nítida, mas que, na prática, ainda é pouco efetivada, apesar de mudanças já estarem ocorrendo nesta direção. / The objective of this paper is to increase knowledge about the influence of the shareholder value on people management practices, with emphasis on the production environment. Initially, the paper takes a step backwards to the origins and fundaments regarding the finance conception and the shareholder value conception of the firm, where the main focus resides in increasing share prices. The paper then goes on to analyze the interface that these concepts possess with people management practices, exploring the two-way nature of said interface, in view that the human resources function is not only influenced by company guidelines, but is also deemed one of the main forms for helping disseminate it, due to its role as a change agent of behaviors in companies. As such, it delves into the three main elements that, according to literature, comprise this interface: variable compensation, performance management and work autonomy. Lastly, the paper presents a multiple case study that aims to verify how the finance concept of companies has, in fact, been influencing these practices relating to people management at the production level of companies that operate in Brazil, as well as how much these practices have contributed to disseminate the shareholder value mentality. The result of this study shows that, at the conceptual level, the influence of shareholder value on people management practices is quite clear, but that in practice it is still used very little, despite changes that are already occurring in this sense.

The aim of my thesis is the remuneration of teaching staff in pre-primary education. Remuneration is a part of personnel activities in the organization, so in the introduction of the theoretical part I deal with the general definition of basic terms relating to human resources and personnel work in organizations and here I outline the development and changes in human resources. In the next part of the theory I devote myself mainly to the most important personnel activity, which is remuneration. In addition to describing the basic concepts, the individual forms of remuneration are characterized in detail, both financial and non-financial. In my diploma thesis I deal with them more specifically at the level of pre-primary education and I also describe here the personal activities of the headmistress in kindergarten. The final part deals with the research, whose aim was to map the situation in the area of remuneration and subsequent satisfaction with remuneration, financial and non-financial. The survey was conducted in the form of questionnaires for teaching staff and interviews with two headmistress of kindergartens. The author has accomplished interviews with different teleworks who work at different places and their managers.. The purpose of this research is to have a overall understanding and comparison of each teleworker¡¦s function and their daily operation, and discuss the related human resources management issues. There is no other thesis discussing about the management of each type of teleworker, the authour recorded the interviewees¡¦ background and their motivation of being teleworkers, also the reaction of their companies support; In the meantime, the authour interviewed with the managers who manage the teleworkers, understood and analyzed each successful and unsuccessful case, attemped to provide the managers for more practical suggestion. . The economy is recovering very slowly, many enterprises have paid a lot of effort to reduce their operation cost in order to survive in the recession situation. Telework is a flexible work type that can reduce both office expenses and labor cost. The author also attempts to provide some useful suggestions to the business owners, managers, human resources managers that have not had any experience of managing the teleworkers.

L'influence de la stratégie internationale des multinationales sur leurs programmes de mobilité internationale

Notre étude s’intéresse à la façon dont les entreprises multinationales utilisent et gèrent la mobilité internationale de leurs employés. Plus précisément, nous cherchions à déterminer l’importance que les entreprises multinationales accordent à leur stratégie internationale au moment de décider de la façon d’utiliser l’expatriation et de la gérer au moyen des programmes de mobilité internationale. Bien que l’objet principal de notre recherche soit d’observer l’influence de la stratégie internationale sur ces programmes, nous avons cherché également à identifier d’autres caractéristiques de chaque entreprise et de son environnement susceptibles de les influencer. Cette démarche nous a permis de déterminer si les entreprises multinationales qui adoptent des programmes de mobilité internationale similaires partagent une même orientation stratégique au niveau international ou plutôt d’autres caractéristiques. Notre étude, effectuée auprès de professionnels de la GRH responsables de la gestion de la mobilité internationale, visait, dans un premier temps, à identifier le type de stratégie internationale privilégiée par les entreprises, ainsi que l’approche de la gestion internationale des ressources humaines qu’elles favorisent. Dans un deuxième temps, nous avons cherché à identifier le type de programme de mobilité internationale en place dans chaque entreprise à partir de l’analyse de leurs composantes (politiques et pratiques RH). Nous avons tiré deux conclusions principales de notre étude. Premièrement, la mobilité internationale, plus particulièrement l’expatriation, constitue toujours un important outil d’expansion et de survie des entreprises multinationales. Deuxièmement, les entreprises multinationales l’utilisent différemment en fonction de leurs objectifs stratégiques et la gèrent de façon très pragmatique, en tenant compte d’une panoplie de facteurs tels le nombre d’expatriés, la culture managériale de l’entreprise, les caractéristiques de leur secteur d’activité, leur expérience et les difficultés rencontrées en cours de route. / Our study looks at how multinational corporations use and manage the international mobility of their employees. More specifically, we sought to determine to which extent multinationals consider their international management strategy in deciding how to use the expatriation managed through international mobility programs. Although the main purpose of our research is to observe the influence of the international management strategy on these programs, we also sought to identify other characteristics of each firm and its environment that may influence them. Our study, conducted among HR professionals responsible for management of international mobility, intended, in a first step, to identify the type of international management strategy favored by firms and the approach to international management of human resources they lead to. In a second step, we sought to identify the type of international mobility program in place in each firm from the analysis of their components (HR policies and practices). We drew two main conclusions of our study. First, international mobility, especially expatriation, is still an important tool for growth and survival of multinational corporations. Second, multinational corporations use expatriation differently depending on their strategic objectives and manage it very pragmatically, taking into account a variety of factors including the number of expatriates, the managerial culture of the company, the characteristics of their industry, their experience and difficulties encountered during the journey.
