Främjandet av expansivt lärande i samband med en organisationsförändring : En studie med utgångspunkt i Engeströms teori

In connection with that the last few decades have been characterized by major changes where also the rate of change has increased, changes in organizations has become a natural part of today's organizational activities. Every change involves a learning challenge and because of that every change is unique, its output is unclear. However, there is much research that highlights various factors critical to creating an effective change, among others internal communication. The purpose of this study is to investigate whether Engeström's theory can be applied to a completed organizational change and see whether an expansive learning has been promoted in connection with this. This is accomplished through interviews with six employees, all working in one of Sweden's leading property companies. Engeström's theory of expansive learning is applied in order to analyze whether learning is promoted in connection with the organizational change. The result of the study shows that Engeström's theory can be applied to a completed organizational change in order to analyze whether an expansive learning has been promoted in connection with this. The result shows that an expansive learning has been promoted in connection with the change within the organization. Furthermore, the result shows that internal communication has been significant in the change process and that expansive learning has been promoted as a result of internal communication. In order to promote expansive learning the internal communication needs to be structured and planned. The conclusion of this study is therefore that good internal communication which is planned and structured is a prerequisite to promote expansive learning. / I samband med att de senaste decennierna har kännetecknats av stora förändringar där också förändringstakten ökat har förändringar inom organisationer kommit att bli ett naturligt inslag i dagens organisatoriska verksamhet. Varje förändring innebär en läroutmaning och då varje förändring är unik kan dess utgång inte förutspås. Dock finns det mycket forskning som belyser olika faktorer som avgörande för att skapa en lyckad förändring, däribland intern kommunikation. Syftet med denna studie är att undersöka om Engeströms teori kan tillämpas på en genomförd organisationsförändring och på så sätt se huruvida ett expansivt lärande har främjats i samband med denna. Detta sker genom kvalitativa intervjuer med sex anställda, samtliga verksamma på ett av Sveriges marknadsledande fastighetsbolag. För att analysera huruvida ett lärande främjats i samband med organisationsförändringen tillämpas Engeströms teori om expansivt lärande. Resultatet visar på många likheter mellan den genomförda organisationsförändringen och Engeströms cykliska modell över det expansiva lärandet Resultatet indikerar att ett expansivt lärande har främjats i den studera organisationen i samband med förändringen. Vidare visar resultatet att en strukturerad och planerad intern kommunikation har varit betydande vid förändringsarbetet och att ett expansivt lärande kan ha främjats av denna.   Slutsats av denna studie är följaktligen att Engeströms teori kan tillämpas på en genomförd organisationsförändring för att undersöka huruvida ett expansivt lärande har främjats i samband med denna.  En god intern kommunikation, som är planerad och strukturerad, ter sig vara en förutsättning för att främja ett expansivt lärande i samband med en organisationsförändring.

Studiens syfte var att få kunskap om förhållanden som kan leda till ett förändringsarbete som är lyckosamt. Det vi ville undersöka var hur en ledare ska bete sig/handla för att få en lyckad organisationsförändring men även varför och på vilket sätt kommunikationen är viktig vid en förändring? Metoden som användes var kvalitativ och vårt empiriska material skaffades genom intervjuer. I vår studie deltog fem respondenter. Genom analys av teori och intervjumaterial har vi kommit fram till slutsatsen att man måste ha egenskaper från både transformativt och transaktionellt ledarskap. Vi anser att man behöver ha många egenskaper från det transformativa ledarskapet men att man även behöver vara auktoritär i sitt ledarskap, vilket man kan se hos en transaktionell ledare. Kommunikation och delaktighet var två element som ständigt dök upp i teorin och under intervjuerna som viktiga delar i förändringsarbete

Magistro baigiamajame darbe „Įmonių vidinė komunikacija valdymo struktūroje“ analizuojama įmonių vidinė komunikacija ir jos efektyvumo bruožai valdymo struktūroje praktiniu ir teoriniu aspektu, parengiamas bendras evektyvios vidinės komunikacijos proceso ir valdymo struktūros modelis, apimantis visus valdymo struktūros tipus. Teorinėje dalyje yra apžvelgiamos komunikacijos, organizacinės komunikacijos ir vidinės komunikacijos sampratos, funkcijos, tikslai ir uždaviniai. Analizuojami galimi informacijos perdavimo kanalai, organizacinių valdymo struktūrų schemos bei vidinės komunikacijos sąsaja su valdymo struktūra, jos proceso perteikimas / pavaizdavimas valdymo struktūros schemoje. Siekiant pagrindinio tikslo parengti bendrą vidinės komunikacijos proceso ir valdymo struktūros modelį, visų pirma sudaromi teoriniai matricinės, funkcinės ir divizinės valdymo struktūros modeliai. Sudarytuose modeliuose atsispindi literatūroje autorių aprašyti vertikalūs („aukštyn“, „žemyn“) ir horizontalūs komunikacijos srautai bei grįžtamasis ryšys. Also, joint models of effective internal communication process and management structure by types were created. For more information, in the theoretical part of this thesis communication, organizational communication and internal communication definitions, functions, objectives and tasks are over viewed. Also, communication channels, organizational structure models and connections between internal communication and management structure, it‘s process integration inside the scheme of management structure is analyzed. According to the main goal to create the joint model of internal communication process and management structure, firstly theoretical models of matrix, functional and divisional management structures were created. These models show matrix/functional/divisional organizational structure schemes with in literature by authors described horizontal (“upward”, “downward”) and vertical communication flows, also feedback. Vi människor har under hela vår existens kommunicerat med varandra på ett eller annat sätt. Kommunikation är en ständigt fortgående social företeelse som inrymmer mycket mer än bara ord. Såväl kroppsspråk som blickar, klädsel, ljud och gester sänder ut mängder av kommunikativa budskap och att veta exakt hur var och en av oss tolkar olika kombinationer av dessa är omöjligt. Kanske är det just vad som har lockat människor i alla tider till att försöka behärska konsten att kommunicera effektivt och skapa nya kommunikativa förbindelser. I moderna organisationer har kommunikation blivit en viktig framgångsfaktor för konkurrens och fortlevnad. Traditionellt har fokus legat på den externa kommunikationen, med parter utanför den egna organisationen. Ett intresse som dock har vuxit sig starkare är det för internkommunikation, den som sker mellan parter inom den egna organisationen. Medarbetares motivation har även vuxit fram som ett organisatoriskt begrepp sedan det kopplats till arbetsprestation. För att besvara syftet ”Huruvida internkommunikationen har betydelse för medarbetarnas motivation till måluppfyllning” använde vi följande frågeställningar: Kan internkommunikation kopplas till motivation? Kan en miljö där en stor grupp anställda eftersträvar gemensamma mål skapas genom internkommunikation? Studien är genomförd med en kvalitativ forskningsansats, genom en fallstudie på PostNord Logistics terminal i Veddesta. Vi observerade arbetsrutinerna och intervjuer genomfördes med två filialchefer och två chaufförer. En enkätundersökning genomfördes även med 30 chaufförer för att kontrollera generaliserbarheten i intervjuerna. Teorier med relevans valdes ut för att matchas med våra resultat. Resultatet bekräftade vad tidigare studier till stor del visat, nämligen att internkommunikationen påverkar motivationsnivån i en personalgrupp, beroende på hur väl fungerande den är, samt att faktorn inte går att förbise. / Humans have for our entire existence communicated with each other in one way or another. Communication is a constantly ongoing social phenomenon which includes much more than just words. Body language such as looks, clothes, tone and gestures contains amounts of communicative messages and to know exactly how each of us interprets various combinations of these is impossible. Perhaps that is exactly what has encouraged people of all ages to try and master the art of effective communication. In modern organizations communication has become an important success factor for competition and survival. Traditionally the focus has been the external communication with stakeholders outside the organization. However, the interest for internal communication, which takes place between employees in the organization, has grown stronger. Employee motivation also has emerged as an organizational concept since it has been linked to job performance. To reach the purpose of the study; "Whether the internal communication is important to motivate employees”, we used the following questions: Can internal communication be connected to motivation amongst employees? Can a working party with a large number of employees pursue common goals through intern communication? The study was conducted using a qualitative research approach, through a case study on PostNord Logistics terminal in Veddesta. We observed work practices and interviewed two branch managers and two drivers. A survey was also conducted with a group of drivers to check the generalizability of the interviews. Theories of relevance were selected to be matched with our results. The results confirmed what previous studies proved; that internal communication affects the level of motivation of employees, and that this factor cannot be overlooked.

Internkommunikation, dess funktion och betydelse för projektmedlemmars motivation.

Previous research has shown that internal communication can be linked with how motivated a project team is, but research that shows examples of how this works is missing. This paper therefore aims to study how two different IT projects are working with internal communication. By analyzing its strengths and weaknesses, we wanted to study how these could be linked to the project team's motivation. In doing so, we wanted to be able to give examples of how projects could work with internal communication to motivate their project teams.  Essay questions of the study are:  How does the internal communication occur in the projects?  Which strengths and weaknesses are to be found in the internal communication?  How does the internal communication influence the project members' motivation?  To fulfill the purpose of the study it was needed informants interviews with the project manager for each project to access the facts, and respondent interviews with the project members from each project for accessing opinions. The results from the interviews show that both projects have effective communication, even if it looked different, and doesn't quite agree with what previous research recommends. Among other things, a clear communication structure is missing in one of the projects. Evaluation of the communication is missing in both projects. And in several cases also guidelines for the formal communication are missing, such as for the document management, through the system SharePoint. In both projects, the informal communication plays an important role and that both project teams are located close to each other seems tobe a recipe for successful communication. The project members are in favor of the communication and that fact made it natural to find links to the components that create motivation. Among other things, belonging and self-determination have been shown to be created by internal communication. However, there are other components, such as development and competence that have been more difficult to find examples of. This suggests that a certain amount of motivation can be achieved through functioning communication but also other motivators are needed in a project.

Literature has proven that the interactive capabilities of web-based technology have the possibility to build and maintain relationships with stakeholders and create two-way symmetrical communication opportunities. One such technology is an intranet, which could have an immense impact on an organisation's internal communication environment. If managed and applied correctly the intranet has the possibility to build two-way symmetrical relationships with an organisation's internal stakeholders - often described as one of the organisation's most strategic stakeholder groups. In this applied research study, the contribution of an international mining organisation's intranet to internal two-way symmetrical communication was explored and described. An extensive literature study was conducted to determine how an intranet could contribute theoretically to two-way symmetrical communication. The empirical findings were obtained by means of two main research methods: a qualitative content analysis and semi-structured interviews with middle management employees. The content analysis described how the basic principles of two-way symmetrical communication were applied on the Lonmin Platinum intranet. The semistructured interviews with middle management explored and described how they perceived and used the intranet with regard to two-way symmetrical communication. It was concluded that the Lonmin intranet did not contribute to two-way symmetrical communication. A critical conclusion is that an intranet as a mediated communication medium could not contribute to two-way symmetrical communication if the internal communication climate does not facilitate the specific values related to the Excellence Theory and two-way symmetrical communication principles. Another conclusion is that Lonmin's intranet was too technologically focussed. There was no management of strategic communication or ownership, and as a result the intranet did not contribute to two-way symmetrical communication in the organisation. It is suggested that future studies describe the contribution of the Lonmin intranet to two-way symmetrical communication after the communication department had commenced with strategic intranet management. IT ALL STARTS FROM WITHIN : A multi-case study on internal branding

Branding is a widely researched and discussed area, but the focus tends to be aimed towards business-to-consumer (B2C) companies rather than business-to-business settings (B2B). Brands per se used to be seen as the visuals belonging to an organization, but there has been a shift in meanings and it now includes perceptions and recognition of a brand - both internally and externally. Internal branding refers to company efforts to influence their employees to live the brand, which is explained as the organizational and managerial efforts to infuse enthusiasm into the employees in order for them to perform their best and to feel connected to the brand and the corporate values. This study focuses on internal branding, more specifically the managerial efforts taken to influence employees. In order to fulfill the purpose, we conducted a multi-case study with eight in-depth semi-structured interviews with two companies. The results show that if an organization and managers have the possibility to connect corporate brand identity and brand values with internal activities, the employees are more likely to show brand commitment, which in turn leads them into living the brand. However, incorporating such activities can be difficult due to various reasons, such as financial limitations, but it was found that managers who are involved and continuously engaging with their employees have a higher probability of making employees live the brand, than the managers who do not have an ongoing dialogue with staff members. Furthermore, it was apparent that internal communication should be a cornerstone of every business’ daily operations as it is a useful internal branding tool, seeing that it can have an impact on the way employees are understanding the brand.

This research is based on the premisse that behavior has an impact on the journalistic products and services offered to the viewers. According to the researches in the researches in the area of organizational communication and internal communication, the latter facilitates and thus can improve the organizational relationship of its staff. It is important to point to point out that co-workers are considered to be spokespeople for the business, either in a positive or negative way, depending upon their engagement and trust on the business's credibility. Internal communication is also composed of what we call intellectual capital which becomes a co producer (responsible) for the products and services offered to the those on the receiving end, under the focus of information management in the communicational processes for the access and use of information in regards to the relationship among the others stakeholders. Not only does this research help in this study area but it becomes more relevant when looking to study organizations and professionals in the areas of communication and how they deal with the internal exchange of information as well as the accomplisjments of the daily tasks.
