Identifying organisational and behavioural factors that influence knowledge retention

The wave of knowledge loss that organisations are facing on account of layoffs, retirements, staff turnover and mergers gave rise to this research. The main research aim was to identify the organisational and behavioural factors that could enhance or impede tacit knowledge retention. A multidisciplinary approach focusing on knowledge management, organisational behaviour and organisational development was followed. The nature of knowledge in organisations was explored by following a contextualised theorybuilding process, focusing on epistemology, and the appearance and application of knowledge. Knowledge in the context of this research is the knowledge and experience that reside in the minds of people. It is not easily documented, and is referred to as tacit knowing. A theoretical model was developed that revealed the factors that could influence tacit knowledge retention. The model focused on human input factors taking into account knowledge loss risks, strategic risks and behavioural threats that could cause knowledge loss.The main purpose of the empirical research was to operationalise the theoretically derived knowledge retention constructs, determine statistically the enhancing and impeding factors that influence knowledge retention and develop a structural equation model to verify the theoretical model. A quantitative empirical research paradigm using the survey method was followed. A questionnaire was compiled, and a survey conducted in the water supply industry. The principal component factor analysis postulated nine factors. A composite factor, knowledge retention, as the dependent variable was compiled. The questionnaire was found to be reliable, with a Cronbach alpha coefficient of .975. A structural equation model development strategy produced a new best-fitting knowledge retention model based on the new constructs postulated in the factor analysis. The model indicated that there is a direct causal relationship between strategy implementation and knowledge retention and between knowledge behaviours and knowledge retention. The regression analysis showed that most of the intercorrelations are significant, thus confirming the theory. The research contributed towards a comprehensive understanding of the factors that influence tacit knowledge retention. The questionnaire and the new knowledge retention model could assist organisations in determining the extent to which knowledge is retained and where to focus in developing and implementing a knowledge retention strategy. The study encourages practitioners to take cognisance of the fact that organisations are different and that the enhacing and impeding factors of knowledge retention are to be considered. / Information Science / D. Transformativa kunskapsprocesser för verksamhetsutveckling. : En feministisk aktionsforskningsstudie i förskolan. / Transformative knowledge processes for organisational developmenet. : A feminist action research study in preschool.

This doctoral thesis had two purposes. 1. To study some preschool teachers’ possibilities to develop a gender aware pedagogy by applying theories of organisation, profession and collaboration. 2. To do qualitative research by drawing on principles of research for social justice, as a contribution to the development of methodology in feminist educational action research. The following research questions helped elucidate these purposes: How do preschool teachers create space for reflection and knowledge processes over time? What individual and collective actions do preschool teachers take over time? How can this study contribute to organisational development? Feminist pragmatism served as the philosophical underpinning for feminist action research (FAR) as a methodology and method. The preschool teachers were regarded as agents for change in their own pedagogic and organisational practices. Over a three-year period meetings were conducted on a regular basis. One-on-one interviews, group interviews, numerous emails, telephone calls and some observations completed the data collection. The analytical research narrative emerged by linking the preschool teachers’ actions to their ambiguous professional status. Actions were interpreted by applying the principles inherent in FAR, what, who and critical incidents over time. The absence of professional recognition from the municipal employer and parents for the preschool teachers was evident. Since the preschool teachers needed professional recognition, they experienced the collaborative nature of this study of great value as it conferred legitimacy for their professional development. There emerged meaningful pedagogic change over time, which emphasised the temporal aspect of organisational change from the bottom up. Collective actions began to take root in a shared value system. The design of the project – to collaborate with an outside ally – was decisive in regard to creating space for reflection and collective actions. Collective actions were possible due to the courage of individual participants who dared break silences surrounding organisational injustices. In conclusion, it can be stated that organisational change over time is indeed possible by practising radical openness for agency. Transformative knowledge processes can be achieved provided that genuine offers of participation are issued and well received. By elaborating on terms such as action, participation, emancipation, social justice and knowledge, a methodological contribution could be made to feminist action research. / Denna avhandling hade två syften. 1. Att i ett organisations-, professions- och pedagogiskt samverkansperspektiv studera några förskollärares möjligheter och hinder för utvecklingen av en genusmedveten pedagogik. 2. Att bedriva kvalita-tiv forskning utifrån antaganden om forskning för social rättvisa, som ett bidrag till metodologiutveckling. Följande frågeställningar belyste dessa syften: Hur skapar förskollärare utrymme för reflektion och kunskapsprocesser över tid; vil-ka individuella och kollektiva handlingar utför förskollärare över tid; vilka bi-drag till verksamhetsutveckling kan en studie av detta slag göra? Med feminis-tisk pragmatism som vetenskapsteoretisk grund tillämpades feministisk aktions-forskning som satte förskollärarnas frågeställningar i centrum. Under tre års tid ägde regelbundna träffar rum för gemensamma reflektioner, utvärderingar och planeringar av pedagogiska handlingar. Enskilda och gruppintervjuer, deltagande observationer samt en stor mängd mejl-, telefon- och brevutbyten kompletterade datainsamlingen. Den analytiska forskningsberättelsen växte fram under åter-koppling till förskollärares handlingar och i ljuset av förskollärares diffusa pro-fessionstillhörighet. Handlingarna tolkades utifrån de i feministisk aktionsforsk-ningsmetodologi inneboende principerna vad, vem och kritiska händelser över tid. Organisations- och professionsteoretiska analyser visade att förskollärarnas handlingar varken erkändes som professionella av den kommunala arbetsgivaren eller föräldrarna. Förskollärarnas behov av professionell erkänsla var stort, men när den uteblev, visade sig det långsiktiga utvecklingsarbetet vara av stort värde, därför att förskollärarna lyckades åstadkomma pedagogiskt sett meningsfulla förändringar, vilket understryker den temporala aspekten av organisatoriska för-ändringar underifrån. Förskollärarnas kollektiva handlingar började rota sig i en gemensam värdegrund. Formen av utvecklingsarbetet - att samarbeta med en al-lierad utifrån - var avgörande för skapandet av utrymme för reflektion och kol-lektiva handlingar. Kollektiva handlingar möjliggjordes i hög utsträckning tack vare enskilda deltagares mod att bryta tystnader om orättvisor i den egna verk-samheten. En slutsats är att det är möjligt att åstadkomma organisatoriska för-ändringar över tid genom en radikal öppenhet för agency. Transformativa kun-skapsprocesser kan åstadkommas om erbjudanden till ett genuint deltagande i ett förändringsarbete lämnas och mottas. Genom en problematisering av termer som handling, deltagande, emancipation, social rättvisa och kunskap gjordes ett me-todologiskt bidrag till feministisk aktionsforskning.

Seit einigen Jahren erlangt die Thematik "Wissen und Umgang mit Wissen in Organisationen" bzw. "Wissensmanagement" nicht nur in der Unternehmenspraxis, sondern auch in der Wissenschaft zunehmende Aufmerksamkeit. Wissenschaftler und Praktiker widmen sich verstärkt der Fragestellung, Wissen erfolgreich zu managen und betrachten Wissen als Quelle für nachhaltige Wettbewerbsvorteile. Hierfür bedarf es eines Umdenkens im Management dahingehend, den Umgang mit Wissen in den Vordergrund sämtlicher Aktivitäten zu stellen. Trotz der zahlreichen Publikationen zur Thematik ist bisher nur ein geringes Maß an Einheitlichkeit in den einschlägigen Begriffen und Theorien erreicht worden, das dem veränderten Stellenwert von Wissen umfassend gerecht würde. Die Vielzahl der Publikationen und deren Heterogenität lassen darauf deuten, daß es sich bei Wissen und dem Umgang mit Wissen um ein höchst komplexes Thema handelt. Zugleich zeigt sich, daß die Thematik keineswegs ausschließlich in das Forschungsgebiet der Betriebswirtschaftslehre fällt. Auch aus anderen Wissenschaftsdisziplinen liegt eine Vielzahl von Veröffentlichungen vor, so z.B. aus den Gebieten Epistemologie, Soziologie, Kognitionspsychologie, Kreativitätsforschung, Bibliotheks- und Informationswissenschaften, Informatik und Pädagogik. Dabei betrachten die verschiedenen Disziplinen jeweils spezifische Fragestellungen und diskutieren die Thematik aus verschiedenen Blickwinkeln, mit jeweils unterschiedlichen Erkenntniszielen und Methoden. Obgleich die vorhandene Literatur eine überaus heterogene Struktur aufweist und die meisten Beiträge eher explorativer Natur sind, scheint die Schlußfolgerung gerechtfertigt, Wissen und den Umgang mit Wissen als interdisziplinäres Forschungsgebiet anzusehen. Allerdings existiert bislang kein in sich geschlossener Ansatz, der die verschiedenen Stränge in einen einheitlichen Bezugsrahmen vereint. Jüngst sind aber erste Bemühungen erkennbar, um Forschungsansätze aus verschiedenen Wissenschaftsgebieten zu integrieren. Vor diesem Hintergrund besteht ein wesentliches Ziel dieser Dissertation, die vorhandene Literatur aufzuarbeiten und auszuwerten, um zugleich Ansatzpunkte für zukünftige Forschungsarbeiten zu identifizieren. Bei der Aufarbeitung der Literatur wird die Vielfältigkeit und Heterogenität der Publikationen berücksichtigt, um möglichst ein breites Spektrum abzudecken. Damit leistet die Arbeit einen Beitrag zur weiteren Integration interdisziplinärer Forschungsergebnisse auf dem Gebiet "Wissen und Umgang mit Wissen in Organisationen". Als Anknüpfungspunkt wurde dabei die Wissensbasis einer Organisation gewählt, die in vielen Veröffentlichungen im Mittelpunkt steht. In der Arbeit werden unterschiedliche Möglichkeiten zur Systematisierung vorgestellt. Darauf aufbauend wird ein eigener Systematisierungsansatz entwickelt, der auf den Grundunterscheidungen nach Arten des Wissens (Wissensarten), Trägern des Wissens (Wissensträgern) und Prozessen des Umgangs mit Wissen (Wissensprozessen) basiert. Die Tragfähigkeit des Ansatzes soll dadurch überprüft werden, inwieweit eine solche Unterscheidung in vorhandenen Konzepten zum Wissensmanagement enthalten ist. Da die Wissensbasis in einem unmittelbaren Zusammenhang mit den Wertschöpfungsprozessen des Unternehmen steht, besteht zudem die Möglichkeit, den Systematisierungsansatz mit verschiedenen Managementebenen im Sinne einer Rahmenkonzeption für eine wissensorientierte Unternehmensführung zu verknüpfen. Ein solches Rahmenkonzept erlaubt es, Gestaltungsempfehlungen für ein Management des Wissens von und in Organisationen abzuleiten.

Lärares ledarskap som möjliggörande och begränsande i mötet med ’alla’ barn : En deltagarorienterad studie / Teachers’ leadership as enabling and limiting in interactions with ‘all’ children : A participatory-oriented study

The aim of this thesis is to, based on teachers’ experiences, describe and analyse meanings of teachers’ leadership in general, and in relation to children in need of special support in particular. The study was carried out within the tradition of participatory-oriented research, a research circle. The dialogues in the circle were based on the participants’ questions, experiences, interests, and knowledge. The circle included a researcher and nine teachers from the following types of schools: preschool, preschool class, compulsory school, and compulsory school for pupils with learning disabilities. The study is based on an understanding of leadership as a relational practice. Leadership is practised in the interaction between teacher and child. Both parties exert influence over the practice of leadership. A central assumption in the study is that knowledge can develop through and in interactions between people, that knowledge and power are connected, and that knowledge and actions are intertwined. Another central assumption is that learning is a complex phenomenon. In the analysis of the research circle’s dialogues, the following meanings of teachers’ leadership emerge: to facilitate learning and discipline, and to promote different interests. The practice of leadership involves teachers handling complex situations in their interactions with ‘all’ children, i.e. children in need of special support and children without such needs. Leadership is practised between teachers and children, and the teachers have to consider the group of children as a collective in relation to the individual children. At the same time, the teachers have to consider their intentions versus what happens during the interactions. In addition, the teachers have to pay heed to the fact that their own actions and the children’s actions influence one another. Finally, the teachers have to consider the individual child’s ‘best interest’ in relation to the requirements of the policy documents. Furthermore, the results indicate that the practice of leadership is perceived as both unpredictable and, to some extent, predictable at the same time, which adds to the complexity of leadership. The teachers cannot know for sure what the children understand or if the children’s actions facilitate learning. However, the teachers can make certain assumptions about how to practice leadership in order to facilitate learning and discipline in children with different needs. The meanings of leadership were expressed in different ways in the circle’s dialogues; both as enabling and limiting in interactions with children in need of special support. One of the study’s conclusions is that leadership seems to be particularly complex in interactions with children in need of special support. The research circle’s dialogues served to promote a democratic knowledge process. The aim of this thesis is to, based on teachers’ experiences, describe and analyse meanings of teachers’ leadership in general, and in relation to children in need of special support in particular. The study was carried out within the tradition of participatory-oriented research, a research circle. The dialogues in the circle were based on the participants’ questions, experiences, interests, and knowledge. The circle included a researcher and nine teachers from the following types of schools: preschool, preschool class, compulsory school, and compulsory school for pupils with learning disabilities. The study is based on an understanding of leadership as a relational practice. Leadership is practised in the interaction between teacher and child. Both parties exert influence over the practice of leadership. A central assumption in the study is that knowledge can develop through and in interactions between people, that knowledge and power are connected, and that knowledge and actions are intertwined. Another central assumption is that learning is a complex phenomenon. In the analysis of the research circle’s dialogues, the following meanings of teachers’ leadership emerge: to facilitate learning and discipline, and to promote different interests. The practice of leadership involves teachers handling complex situations in their interactions with ‘all’ children, i.e. children in need of special support and children without such needs. Leadership is practised between teachers and children, and the teachers have to consider the group of children as a collective in relation to the individual children. At the same time, the teachers have to consider their intentions versus what happens during the interactions. In addition, the teachers have to pay heed to the fact that their own actions and the children’s actions influence one another. Finally, the teachers have to consider the individual child’s ‘best interest’ in relation to the requirements of the policy documents. Furthermore, the results indicate that the practice of leadership is perceived as both unpredictable and, to some extent, predictable at the same time, which adds to the complexity of leadership. The teachers cannot know for sure what the children understand or if the children’s actions facilitate learning. However, the teachers can make certain assumptions about how to practice leadership in order to facilitate learning and discipline in children with different needs. The meanings of leadership were expressed in different ways in the circle’s dialogues; both as enabling and limiting in interactions with children in need of special support. One of the study’s conclusions is that leadership seems to be particularly complex in interactions with children in need of special support. The research circle’s dialogues served to promote a democratic knowledge process. The dialogues were characterised by respect for the participants’ different opinions; however, this does not mean that they were free from power structures.

Understanding Knowledge Needs And Processes In Design

In this knowledge economy, organizations are leveraging their competence through the knowledge they possess. Managing knowledge will potentially retain the competence held by the organization if knowledge generated across its projects and units is captured, structured and reused. Even though many tools and techniques are proposed in the literature to support these activities, their adoption in industry has been meagre. This may be due to development of tools without basing them on substantial and careful descriptive studies. This raises the following research issues: the knowledge processes and knowledge sources available in organizations and their characteristics need to be understood better. To address these gaps, following objectives are addressed in this research: ♦ To understand the specific needs and capability of the organization for capture and reuse of product development knowledge and ♦ To evaluate various alternative supports for capture and structure of relevant, evolving product development knowledge for reuse. To address these objectives, two observational studies were conducted in the organizations. To get a broader picture about the knowledge processes occurring in the organization, a KRIT model is proposed which is an acronym for Knowledge of solutions-Requirements-Interactions-Tasks, in which interactions of the designers with people and tools play the central role in processing knowledge during design. The KRIT model is validated through the demonstration of the existence of its nodes and links. From the observations it has been found that interactions ‘designer working with computer’, ‘two designers working with a computer’ and ‘two designers interacting with each other’ are most frequently occurred, and occupied most of the time during designing. Any tools to support knowledge capture and reuse should support these interactions such that capture and reuse can be intuitive and in-built in a natural way into a designer’s work habits. It is emphasized that there is a substantial need to increase the percentage of time spent by designers on capturing knowledge during the design process. This increase in time would lead to decrease in a designers’ time spent on knowledge acquisition and dissemination provided designers are capturing reusable knowledge. To answer capture and reuse of knowledge in detail in the observational studies, a new taxonomy of knowledge is proposed. By linking the representations of argumentation, designer’s activities, and the artefact being designed, we argued that the expressiveness of this taxonomy is high compared to the others proposed in the literature. The taxonomy has three broad categories of knowledge: topics, classes, and activities. Based on the definitions of the factors used in the taxonomy and the analysis of the protocols, the factors in each group under each category are argued to be mutually exclusive. In order to study the links between the proposed categories and factors in the taxonomy of knowledge, a method for converting the questions and answers (from the protocol data) into a generic format is framed. The taxonomy is validated comprehensively, and is able to cover various stages of design. Most of the designers’ time was spent working with a CAD package, in which most of the kinds of knowledge mentioned in the proposed taxonomy of knowledge was neither captured not reused. The important observations noted by comparing the knowledge captured in the preliminary study and the main study are as follows: Compared to the preliminary study, process related information and knowledge are captured higher in the main study. In the main study behavioural related content is captured more; whereas in the preliminary study structural content is captured more. The factors organization, usage, maintenance and sales captured in the preliminary study are not at all captured in the main study. In order to assess the usefulness of the knowledge captured, the kinds of knowledge needs of designers were compared with the kinds of knowledge captured. The important observations about the knowledge needs are: Irrespective of the design stages, in almost 50% of the questions, designers interacted with others to know about old issues or proposals in both the studies. A designer’s time for designing would benefit considerably if the answers for these 50% of the old questions were captured and made available for retrieval in formal documents. In both the studies, proposals based questions played a vital role in the questions analyzed. It shows that considerable proportion of time was spent by the designers on validating, by asking questions, the answers known to them. In contrast to the preliminary study, the designers’ needs for process-related information or knowledge were much higher than that for product-related information or knowledge. Comparing the generic questions obtained from the knowledge needs and knowledge captured reveals that only 14% and 26% with product related content and only 10% and 11.3% of the process based content asked by designers during designing were captured in the preliminary and the main study. These results show that there is a mismatch between knowledge captured and knowledge needed by the designers. This may be one of the primary reasons for the poor usage of documents in the organization. The generic questions generated from the questions asked by the designers and various documents will act as a guideline to the designers for what knowledge and information should and should not to be captured. Due to restrictions in the observations, a questionnaire survey was conducted to achieve the objective to collect 10% of total number of employees’ perspectives about the issues considered in this research. The important observations from the analyses of the collected questionnaire are: Designers’ perceive all types of interactions as important and frequent for information generation and sharing. These results are contradictory to the personal observations in which only interactions ‘designer working with computer’ and ‘two designers working with a computer’ occurred frequently. This shows that designers are unable to identify the kinds of interaction which they perform in their daily activities. Due to this, the information processes occurring within these interactions are not perceptible to the designers. Designers perceive that they get the right information at the right time in only 4 or more out of 10 for most of the times. This perception illustrates there is substantial need for the development of support to satisfy the information needs of designers. Analyses of the types of questions reveal that the question asking behavior of the designers is not static; the major share of questions falling under the category ‘question from answer given’ could be interpreted as: designers often do not frame exact questions to fulfil their requirements; they grab the opportunity to take as much as knowledge as possible during an interaction. Analyses of the types of answers reveal that designers gave more inferences on their answers in order to give a better response, which in turn should help reduce the number of questions subsequently asked especially in the protocol coded as ‘new answer’. Two studies have been used to assess the effectiveness of seven tools for supporting knowledge capture and reuse. The important observations from the initial study are: Mobile E-Notes TakerTM is ranked higher because this equipment provides a blend of properties between the paper and computer. These observations stress the importance of features provided for knowledge generation, modification, capture and reuse in the system. The observations from analyzing the three top rated tools (Mobile E-Notes TakerTM, Tablet with viewing facility and Computer with RhinocerosTM CAD package) to understand influence of these tools on knowledge capture and reuse during conceptual designing are: The differences observed in the percentage of capture between the usage of the three tools demonstrate that tools have an influence on the knowledge capture activity. Even though none of the three tools capture adequate knowledge during designing, Mobile e-Notes TakerTM seems to be the best tool for capture compared to the other two tools, both in the original and redesign experiments. These results suggest that some other mechanisms should be added to these tools so that their effectiveness of capturing could be increased. One mechanism is to incorporate the proposed KRIT model and the taxonomy of knowledge during designing. This integration will be one of the good mechanisms to aid knowledge capture and reuse, because the knowledge capture will occur along with the knowledge creation process. We believe that through this integration the purpose to enhance the knowledge capture and reuse during the design process will be achieved.

Strengthening agricultural knowledge systems for improved rural livelihoods in Morogoro region of Tanzania

The importance of agricultural knowledge systems (AKS) especially in rural communities cannot be overemphasized. AKS are important for creation, sharing and enhancing access and usage of agricultural knowledge. They link agricultural research and farms; increase adoption of good agricultural practices; improve the performance of agricultural marketing systems; and enhance effective post-harvest management. Despite the importance of agriculture to the economy and livelihoods of majority of Tanzanians, there is a consensus from scholars that the sector has been performing poorly. This is partially due to limited access to agricultural knowledge resulting into irrational decisions on agricultural activities thus dwarfing the sector. The modified Knowledge Management Processes Model guided the study in investigating how AKS can be strengthened to enhance access and usage of agricultural knowledge among stakeholders. The study adopted a pragmatic paradigm and used mixed method research by applying a survey, key informant interviews, focus group discussions (FGDs) and document reviews. Structured questionnaires were administered to 314 farmers while key informant interviews involved 57 respondents among village executives, councillors, input-suppliers, information providers, buyers, agricultural extension officers and researchers. Moreover, three FGDs involving 24 farmers were conducted. Qualitative data were analysed through classical content and constant comparison analysis, while SPSS software was used to analyse quantitative data. Quantitative and qualitative data were mixed during analysis, interpretation and discussion of results. The study identified farmers, the private sector and the government as major actors, but not working in unison. Most actors used human based systems while few used ICT and paper based systems. Actors needed agricultural knowledge on weather, farm preparation, seeds, crop maintenance, post-harvest practices, agricultural marketing and credits. Most actors shared agricultural knowledge through face-to-face interactions and mobile phones, few through internet. It was concluded that poor linkage among actors limited accessibility of agricultural knowledge. To improve accessibility to agricultural knowledge, a model for strengthening AKS usage is proposed. It is recommended that actors should be linked together and involved in enhancing access and usage of agricultural knowledge.
