本研究的目的在於使用心理學與政治學當中,與組織變革相關的理論與實務研究,來探索在政黨歷經組織變革的過程.研究對象為國內第一大反對黨─民進黨. 本研究選擇了與心理學中有關的變項:次團體之間的互動,即民進黨中派系的互動;組織變革中領導者的角色;另外則是華人社會中受儒家思想影響極大的關係主義.由於派系之間的互動不論是在心理學或是政治學中的研究,都極為匱乏,對於民進黨的派系現象更是缺乏系統性的探討,因此本論文嘗試從質的研究著手,以派系互動為主要的變項,領導行為與關係主義為干涉變項,探索這些因素對於民進黨在組織變革過程中的影響.綜合以上,研究者提出兩個問題:第一,中國人是以情感為分類基礎,和研究對象主要以派系為分類基礎,其中的機制有何不同.第二,民進黨的黨主席屬於某一個派系,造成和部屬的互動對組織變革的影響,並探討五倫關係在此所扮演的角色為何. 使用方法以文件研究與半結構式的訪談為主,輔以研究者的參與觀察.經過半年的研究期間,得到的研究結果可分為五個方面:1.派系形成的原因與分析當中的結構因素;2.探索派系之間互動之前,先交代各別派系的基本特質,如成立的背景、結合的機制、組織的特色、代表人物等等;3.派系互動則以資源分配為例來討論;4.派系互動對組織變革的影響,根據Burke-Litwin的組織績效與變革模式當中的各因素,探討在民進黨的組織變革當中的調整或改變,並討論兩大干涉變項的影響;5.使用組織心理學對組織變革的研究回顧民進黨. 研究結論認為,每一個派系都有其組織的文化,而華人社會使用許久的五倫關係在當中必然有其影響,只是有程度上與優先順序上的不同.而這些不同也造成了在成員的屬性、私人關係的頻率、派系衝突解決方式、派系的約束力與對代表人的認同上的差異,這些派系差異所形成的競爭與合作,在仍處於反對黨的前提之下,原則上仍會以黨的整體利益為最優先的考量. 即使黨主席做為民進黨的領導者,也不能違反黨的最高精神──程序正義與公開透明.在這樣的原則之下,五倫關係就會適時地發揮其潤滑作用;反之,若黨主席以五倫關係作為決策的第一考量,則受到黨內各派系抵制的機會將會增加.由於在制度上刻意弱化黨主席權限,因此以黨主席為主的內外團體現象並不明顯.

Kostnaderna för den arbetsrelaterade ohälsan i form av sjukskrivningar och produktionsbortfall är stora. De arbetsorganisatoriska faktorer som har störst betydelse för ohälsan är arbetsmiljön och ledarskapet. Ledningen är den faktor som i sin tur har möjlighet till påverkan på arbetsmiljöns utformning. Detta betyder att ledaren är den faktor som har störst möjlighet att påverka medarbetarens hälsa. Enligt vissa teorier kan ledarskapsbeteendet direkt kopplas till medarbetarnas hälsa. Andra studier kopplar ledarskapsbeteendet till medarbetarnas arbetstillfredsställelse. Syftet med denna uppsats har varit att undersöka olika ledarbeteendens påverkan på medarbetarnas arbetstillfredsställelse och hälsa. Syftet har även varit att utreda om det finns något koppling mellan arbetstillfredsställelse och hälsa, det vill säga en mekanism mellan ledarskapsbeteende och medarbetarnas hälsa. För att undersöka detta har uppsatsen analyserat kvantitativa data från undersökningen ”Arbetsmiljömärkta arbetsplatser” eller  ”Attraktiva arbetsplatser i Jämtlands län”. Det teoretiska resonemang som låg till grund för framställningen omfattade olika ledarbeteenden, medarbetarens behov, hälsa och välbefinnande, arbetstillfredsställelse samt ledarens och medarbetarens interaktion via krav, kontroll och stöd. Resultatet i min studie visade att en ledare genom sitt beteende påverkar sina medarbetares hälsa direkt och/eller indirekt genom mekanismen arbetstillfredsställelse. / The costs of work-related illness, such as sick-leaves and drops in production, are considerable. The work organizational factors with the greatest influence over illness are workplace environment and leadership. Management, in turn, is the factor with the possibility of influencing the design of the workplace environment. This means that the leader is the one with the greatest opportunity to influence the health of co-workers. According to some theories, leader behavior may directly be connected to the health of co-workers. Other studies discern a link between leadership behavior and work satisfaction of co-workers. The purpose of this paper has been to investigate the influence of different types of leadership on the work satisfaction and health of co-workers. The essay also aimed at examining whether or not a link exists between work satisfaction and health, i.e. a mechanism between leadership behavior and health of co-workers. In order to carry out this study, quantitative data has been analyzed from the reports “Arbetsmiljömärkta arbetsplatser” or “Attraktiva arbetsplatser i Jämtlands län”. The theoretical reasoning that came to constitute a basis for the essay comprised different types of leadership, co-workers needs, health and well-being, work satisfaction and finally leader and co-worker interaction through demands, control and support. The results of my study indicated that leader behavior directly influenced the health of co-workers and/or indirectly through the mechanism work satisfaction.

Psykosocial arbetsmiljö vid distansarbete och betydelsen av ledarbeteende : En studie inom revisionsbranschen ur medarbetarperspektiv

Spridningen av Covid-19 har påverkat människor i många avseenden varav ett är i arbetslivet då distansarbete blivit det nya normala för att hålla smittspridningen i schack. Arbetsmiljön har stor påverkan på individens arbetstillfredsställelse och allmänna välmående, där även ledares beteenden kan ha stor inverkan. Dagsaktuella studier visar en generell försämring av anställdas välmående under pandemin. Samtidigt som annan forskning menar att flexibla arbetsarrangemang som distansarbete kan reducera stress och utbrändhet. Revisionsbranschen har länge präglats av stress, utbrändhet, hög arbetsbelastning och konkurrens. Vidare är forskningen kring revisorers välmående begränsad. Därav ämnar detta examensarbete undersöka hur revisorers psykosociala arbetsmiljö påverkas av distansarbete som arbetsform samt vilken betydelse ledarbeteende har för revisorers arbetssituation. Metoden är av kvalitativ karaktär med inslag av kvantitativ genom en enkät med delvis öppna frågor för att kunna hantera ett något större urval med till viss grad djupare svar. Studien tyder på att distansarbete påverkar revisorers psykosociala arbetsmiljö genom flera faktorer såsom bland annat social interaktion, relationer och tydlighet, där personliga preferenser verkar spela en avgörande roll. Trots att många verkar upplevt negativa effekter av arbetsformen tyder resultatet på att flertalet kan tänka sig fortsätta arbeta på distans. Sammantaget visar denna studie att flertalet faktorer kan ha inverkan på revisorers psykosociala arbetsmiljö och att de kan upplevas på olika sätt. Vidare lyfts flertalet uppgifts- och relationsorienterade ledaregenskaper som enligt empirin anses vara relevant att ta i beaktning vid distansarbete. Därigenom tyder studien på att ledares beteenden kan ha påverkan på revisorernas välmående. / As a result of the COVID-19 pandemic, many people now find themselves in a position where they must adapt to a new way of work. As an effort to stop the virus from spreading, many businesses opt to let their employees telework from home. The work environment has a vast impact on individuals' job satisfaction and general wellbeing, which also can be affected by leaders' behavior. Recent studies show a negative trend in general wellbeing amongst teleworkers, while other studies suggest that flexible work arrangements as teleworking can reduce stress and burn-out. The audit industry has a history of struggles with stress, burn-out, high workloads and high competition. The research in this particular field is limited, which is why this paper aim to study how auditors' psychosocial work environment is impacted by telework, as well as what significance leader behavior has for the situation. The method used is of qualitative nature with quantitative elements through a survey with partially open-ended questions, to be able to handle a large number of slightly deeper answers. The study suggests that telework affects the auditors' psychosocial work environment through several factors such as social interaction, relationships, and clarity where it seems that personal preferences play an important role. Although many seem to have experienced negative effects from telework, the study shows that a majority can imagine continuing teleworking. Furthermore, several task- and relationship-oriented leadership qualities are highlighted as relevant to take into consideration in relation to telework. As a result, the study suggests that leader behaviors may affect the auditors' wellbeing. Overall, this study shows that several factors can have an impact on auditors' psychosocial work environment and that they can be experienced in different ways.

The Effects of State Leader Psychology on Civil War Lethality

Does a state leader's psychology influence lethality in civil wars? This thesis analyzes the aforementioned question during post-1945 civil wars. This particular subject, paying close attention to individual psychology at the state level, is gaining traction amongst scholars, though limited scholarly attention has addressed whether leader psychology is an indicator of conflict severity in terms of lethality. The psychology of the state leader in this thesis is assessed from leadership traits and operational code indices, specifically direction of strategy (I1) and interpretation of the nature of the political universe (P1). The data and cases used are pulled from datasets by Dr. James Fearon and the Correlates of War Project. The leaders' speech content is derived primarily from prepared material and analyzed using verbal content analysis via Profiler Plus. In measuring the effects of the predictors on my dependent variable, I chose the methodological approach of count data models, specifically, zero-truncated negative binomial regression. The results from the eight models I ran show that specific psychological traits, particularly a leader's I1 and P1 scores, level of distrust, and need for power, do play a significant role when determining the causes of civil war lethality.

Perceptions and Concerns of Novice Secondary Teachers in Louisiana: The Relationship of Novice Secondary Teacher Stress to Their Perception of Principal Leadership

The demand for highly qualified teachers is well documented, yet numerous stressors influence educators to leave their positions. The guiding question for this study was: Is there a relationship between perceived principal leadership behavior and the stress experienced by the novice secondary teacher? The target population was novice teachers in Louisiana. The purposive sample was delimited to novice secondary teachers having six semesters of teaching experience or less in grades 6 through 12. The ten largest parishes in Louisiana were selected to sample. Four of the ten parishes granted permission to survey novice secondary teachers. The Leader Behavior Description Questionnaire, Form XII (Stogdill, 1963) was used to determine the perception of principal leadership in two dimensions: consideration behavior and initiation of structure behavior. The Teacher Stress Inventory (Fimian, 1988) was used to collect demographic data on the participants and to determine a composite stress score from five sources of stress and five manifestations of stress. The statistical analyses included stepwise multiple regression and one-way ANOVA. Data were analyzed with the Statistical Package for the Social Science Version16.0 (SPSS). Time management, along with discipline and motivation, were the top two sources of stress for novice teachers. Fatigue manifestation and emotional manifestation were the most conspicuous manifestations of stress. These results reflect relevant issues facing the contemporary teacher. Professional investment, the diminished autonomy teachers experience when the locus of control is external to the classroom, was the single most reliable source of stress to predict both initiating structure and consideration leadership behavior. Emotional manifestation was the single most reliable manifestation of stress to predict initiating structure xiv and consideration leadership behavior. No significant relationship was found between the demographic and organizational variables and stress in the novice secondary teacher. Principal leadership is a potential predictor of teacher retention. Thus, the findings of this study have implications for three specific areas: programs of support for new teachers, preparation and training of principal leadership, and policies that are critical for the successful principal.
