ICOM : A study on leadership and feedback within a communication company

Background IKEA Communications (ICOM) is IKEA’s communication company which creates communication tools, such as the IKEA catalogue and brochures. The company also functions as IKEA’s internal communication agency. In 2008, ICOM went through a reorganization adopting a matrix structure. This imposes challenges since the employees report to different leaders in different situations. The competence leaders (CL) have the traditional staffing responsibility while project leaders (PL) are the operating leaders and responsible for leading the projects. Purpose We will investigate how the leadership in terms of role clarification and area of responsibility of the CLs can be made more distinct in relation to their employees. Second, we investigate how the relationship between PLs and CLs can be further developed in terms of feedback. This involves sharing employee performance review and individual development after a project as well as how the CL can conduct employee performance review meetings. Method The study was performed with a qualitative method. A number of 13 semi-structured interviews were conducted with employees and leaders at the production department at ICOM. Conclusion Two areas of development have been identified at ICOM. It is evident employees are confused regarding the CL’s role and area of responsibility. The role of the CLs is clear in theory but not in practice. Hence, the first area of development is to increase the distinction of CL’s leadership in terms clarifying their role and responsibility. The study also discovered there is no common feedback routine used between PL and CL where they exchange information regarding employee’s performance within a project. The second area of development is regarding the usage of a structured feedback routine for providing this information.

Att arbeta som sjuksköterska innebär bland annat att ha en ledarskapsroll, oavsett nivå i organisationen. Det finns många faktorer som påverkar sjuksköterskans ledarskapsroll. Syftet med studien var att belysa de faktorer som påverkar sjuksköterskans ledarskap i omvårdnadsarbetet. Studien genomfördes som en litteraturstudie där resultatet baserades på 11 kvalitativa och 3 kvantitativa artiklar. I resultatet framkom faktorer som påverkar sjuksköterskans ledarskap; sjuksköterskans personliga egenskaper, kommunikation och samarbete, delegering, tid och utbildning. För att kunna utföra ett framgångsrikt ledarskap är det viktigt att sjuksköterskan är trygg i sin ledarroll, samt har ett föredömligt handlande både i sin kommunikation och i sitt samarbete med andra professioner. Resultatet belyser också att väsentliga delar i sjuksköterskans ledarskap är att hon/han kan använda sin tid rätt genom att delegera och prioritera arbetsuppgifter till sina medarbetare för att skapa en kvalitativt god vård. Genom att få vidareutbildning och nya kunskaper inom ledarskap kan sjuksköterskan bibehålla och utveckla sin kompetens. Ledarskap är en ständigt pågående process och det är därför väsentligt att sjuksköterskor har tillgång till en mentor som handleder samt ge stöd och råd. Vidare är det betydelsefullt med fortsatt forskning inom sjuksköterskans ledarskapsroll för att stärka sjuksköterskans profession och utveckla omvårdnaden. Det vore också intressant med forskning kring skillnader mellan kvinnligt och manligt ledarskap och hur dessa skiljer sig åt. / Working as a nurse involves a leadership role regardless of level of the organization. There are many factors that affect nurses´ leadership role. The purpose of this study was to elucidate the factors influencing nurses´ leadership in nursing. This study was conducted as a literature review in which the results were based on 11 qualitative and 3 quantitative research articles. The result shows significant factors influencing nurses´ leadership; the nurses´ personal characteristics, communication and collaboration, delegation, time and education. To perform a successful leadership, it is important that nurses are confident in their leadership role, and had an exemplary conduct both in their communication and co-operation with other professions. The result also highlighted that it is an essential part of nursing leadership to use the time right through to delegation and the ability to prioritize tasks to their co-workers to create a qualitively good care. By receiving education and new skills in leadership, the nurses could maintain and develop their competence level. Leadership is an ongoing process and it is therefore essential that nurses have access to a mentor who supervises, giving supports and advises. Furthermore, it is important with continuing research in the nurses´ leadership to strengthen nursing profession and quality of nursing care. It would also be interesting to research the area of differences between female and male leadership and how they may differ.

Värnplikt eller frivillighet? : Nya krav på Försvarsmaktens ledare / Conscription or choice? : New demands on the Armed Forces leaders

I och med Försvarsmaktens nya riktning, där ett nationellt försvar skall ersättas av en insatsorganisation, kommer det ske omfattande förändringar inom organisationen. En av dessa berör personalförsörjning då värnpliktssystemet ersätts av frivillighet och personalen utgörs av yrkesanställda soldater. Det kan antas att ett förändrat personalförsörjningssystem får konsekvenser för kraven på Försvarsmakten och dess anställda. Fokus i den här uppsatsen ligger på plutonchefer och deras chefs- och ledarskap. Detta arbete syftar till att fastställa om det finns någon skillnad mellan att vara plutonchef över värnpliktiga respektive anställda soldater. Frågan som arbetet försöker besvara är huruvida det finns någon skillnad i plutonchefens agerande gentemot värnpliktigaoch anställda, sett ur hans roll som chef och ledare. Arbetet bygger på ett underlag främst från litteratur om ledarskap och organisationer samt intervjuer. Arbetets resultat kan sammanfattas med två slutsatser. Den första är att genom realistiska och faktiska gemensamma mål blir förband och enheter mer motiverade och engagerade i sin uppgift, tillskillnad från när målen är abstrakta och teoretiska, som det var under tiden för värnpliktigtinvasionsförsvaret. Den andra slutsatsen är att genom ett utvecklande ledarskap som genomsyrar organisationen, personalen och utbildningen blir slutresultatet mycket bättre och leder till engagemang, öppenhet och motivation. / Due to the changes in the objectives for the Swedish Armed Forces, where national defense is beingreplaced by international missions in defense of Sweden’s interests, some major changes are taking place within the organization. One of these is replacing the conscription-based army with a professional employed one. One can assume that the human resource direction will have consequences for the demands on the Armed Forces and its leaders. The focus of this paper is on the platoon commanders leadership and management. The aim of the paper is to determine if there are any differences between being a platoon commander over conscripts versus employed soldiers. The question this paper is attempting to answer is whether there is a difference in their leadership and management. The paper is based primarily upon literature concerning leadership and organizations and interviews with platoon commanders. The results of the paper can be summarized with two conclusions. The first is that through realistic and relevant goals, the units become more effective and motivated, unlike when goals are abstractand theoretical, as Sweden’s national defense once was. The second conclusion is that by using a transformational leadership that permeates the organization, personnel and training, end results are much better. The commitment, motivation and openness within the studied units became much higher when transformational leadership was applied.

Arbetsuppgifter och ledarskap hos en första linjens chef i kommunal äldremsorg : a single case study

 BAKGRUND: Antalet multisjuka äldre personer ökar och ett omfattande vårdbehov kan skönjas. Vårdens organisation och hur den fylls med innehåll påverkar relationen till patienten. Ledarskapsstilen påverkar upplevd arbetstillfredsställelse och den kultur som vårdpersonalen skapar tillsammans avgör livskvalitet och vårdandets kvalitet för patienten. SYFTE: Syftet med studien är att utifrån semistrukturerad observation beskriva arbetsinnehållet och ledarskap för en första linjens chef inom kommunal äldreomsorg. METOD: En fallstudie, a single case study, med semistrukturerad observation av en första linjens chef inom kommunal äldreomsorg. Studien hade en deskriptiv design med en kvalitativ ansats. Observatörens nedskrivna texter analyserades med latent innehållsanalys. RESULTAT: Utförande av arbetsuppgifter hade genomgående karaktär av ledarskap. Administration och organisering av arbete var en stor del av arbetsuppgifterna och övervägande var oplanerade. Ansvarstagande, problemlösning, bekräftelse, tjänstvillighet och organisering av arbete där personlighet, kunskap och yrkeserfarenhet påverkade ledarskapet och informantens upplevelse av utförandet av arbetsuppgifter. SLUTSATS: En första linjens chefs arbetsuppgifter är mångfacetterande och spänner sig över kvalificerat arbete där specifik utbildning krävs och till att serva boende och däremellan ge direktiv och organisera för att få arbetet utfört samt medverka vid möten med ledning och chefsgrupp. En dialog som exempelvis öppet informerar om förändringar och varför samt att medarbetare accepterar och samarbetar för att underlätta arbetet där perspektivet utgår från den boende vilket skulle påverka vårdkulturen i positiv riktning och öka möjligheten till en kreativ och livsbejakande miljö kring den boende.

Liang-Chih Huang & Cheng-Chen Lin In Year 2000 and 2001, the respective passage of the Financial Institutions Merger Act and Financial Holding Company Act encouraged the merger of financial institutions to reach the effect of scale economy with a view to developing capital efficiency, cost saving, and cross selling, the 0so-called 3C. Along with the rapid change of the external environment, the privatization of state-owned banks is both a trend and the way to increase competition. When the environmental changes, the organizations will be merged or have to transform if the service provided are not competitive anymore or substituted by other service. In order to increase the competition of banking industry, the purpose of the study is to explore the relationships among transformational leadership, organizational justice, job insecurity, turnover tendency, affective commitment, and self-efficacy in the banking industry. Accordingly the subjects of this study were the current employees of C bank in Kaohsiung city, Kaohsiung county, Pingtung area, and Taitung area. Data was collected through the survey with a 447 valid questionnaires. Through the statistical analysis including t-test, one-way ANOVA, Pearson correlation, and multiple regression, the findings were as follows. 1. Job insecurity which employees felt significantly differed from their ages, working years for current company, working years for banking and years of colleague with director. However, it showed that demographic statistics variables didn¡¦t make any difference for transformational leadership and organizational justice. 2. With diverse ages, working years for current company, working years for banking and years of colleague with director, employees would show great difference in turnover tendency and affective commitment. 3. Transformational leadership and organizational justice had no significant effect on job insecurity, but there were strong negative correlation with turnover tendency and significant positive correlation with affective commitment. 4. Self-efficacy did not have a significantly moderating effect on referring transformational leadership and organizational justice to job insecurity, turnover tendency, and affective commitment. Application of Faith Development Theory for Understanding Students' Transformational Learning as a Result of Bonfire at Texas A&M University

Considerable attention by scholars for the last two decades has focused on issues of spirituality and higher education. Literature in the field of college student affairs suggest that, in order promote the development of the whole student, practitioners in the field should consider adopting theories of faith and spiritual development. This study considered the application of faith development theory, as developed by James W. Fowler, for contextualizing students' response to the 1999 Bonfire tragedy at Texas A&M University. The primary intent of this study was to (1) understand how a student's level of faith development relates to the transformational learning resulting from the Bonfire tragedy, (2) whether such a tragedy was a trigger for transformational learning, and (3) how student affairs professionals can utilize faith development theory for understanding students' narrative account of the tragedy and their commitment to the university. This study utilized a comparative case study approach. Nine respondents were recruited and participated in a semi-structured and the classic Faith Development interviews. The accounts provided by three respondents were selected for in-depth analysis. The investigative tools used for this analysis were hermeneutical and included constant comparative methodology and narrative analysis. Results from the study indicate that transformation of meaning schemes and meaning perspectives are key components of young-adult faith development. Evidence indicates that Bonfire was a student activity that was unique to Texas A&M University and had the potential to become a center of value and power for many students. Findings suggest that faith development theory can be an effective tool for exploring the structure of students' faith relationships and their commitment thereto. Based on an analysis of the narrative accounts, the Bonfire tragedy was a source of cognitive dissonance but not necessarily a disorienting dilemma. For some students the 1999 tragedy was part of a longer cumulative process that advanced the faith development process. Implications from the research findings and recommendations for future research are explored at length.

Transformellt ledarskap i vården

Syftet med denna litteraturöversikt var att belysa det transformella ledarskapet i vården. De 14 vetenskapliga artiklarna i litteraturöversikten är hämtade från databaserna PubMed, Cinahl och LWW, både artiklar med kvantitativ- och kvalitativ ansats är inkluderade. Resultatet visade att transformellt ledarskap kännetecknades av ledarens personliga egenskaper samt att ledaren hade ett stödjande ledarskap. Till de personliga egenskaperna räknades tydlighet, trovärdighet och uthållighet. Stödjande ledarskap innebar att ledaren hade ett lyhört lyssnande, såg styrkan hos varje enskild medarbetare och hade ett pedagogiskt förhållningssätt. Effekter av transformellt ledarskap på personalen var ett ökat ansvarstagande, att personalen blev bekräftad samt kände arbetstillfredsställelse. Effekter av transformellt ledarskap på organisationen var en kommunikativ arbetsorganisation genom multidisciplinärt samarbete, en flexibel organisation med en delaktig personal. En tydlig organisationsstruktur samt resurser i form av olika slags stöd, var underlättande faktorer för ett framgångsrikt ledarskap. Transformellt ledarskap användes inom många olika verksamhetsområden inom hälso- och sjukvården och i flera länder. Transformellt ledarskap verkar vara en lämplig ledarskapsstil för ledare i vården. / The purpose of this literature study was to highlight the transformational leadership in health care. The 14 scientific articles in the literature results summary are taken from PubMed, Cinahl and LWW, both articles with quantitative and qualitative approach, are included. The result showed that the transformational leadership was characterized by the leader's personal characteristics, and that the leader had a supportive leadership. Among the personal characteristics included clarity, credibility and sustainability. Supportive leadership meant that the leader was a responsive listener, saw the strength of each individual employee and had a pedagogical approach. Effects of transformational leadership of the staff were increased accountability, the staff was confirmed and felt job satisfaction. Effects of transformational leadership for the organization were a communicative work organization through multi-disciplinary collaboration, more flexible organization with staff involvement. A clear organizational structure and resources in form of different types of support were facilitating factors for a successful leadership. Transformational leadership was used in many different areas of health care and in several countries. Transformational leadership seems to be an appropriate leadership style for leaders in health care.

Soldatavgångar och det utvecklande ledarskapets betydelse : en studie av samband / Early attrition among conscripts and the importance of transformational leadership : a study on relations

Soldater som avbryter sin grundutbildning i förtid innebär onödiga kostnader och åtgärder för såväl organisationen som för de enskilda berörda. Försvarsmaktens mål är att avgångarna inte ska vara högre än 7 % av inryckande värnpliktiga. Målet har dock varit svårt att nå och för åren 2000-2005 ligger de genomsnittliga soldatavgångarna på cirka 13 %. Skillnaderna i avgångstal mellan olika förband är dock stora och den här undersökningen studerar om det kan bero på det ledarskap som praktiseras vid förbanden. Genom att mäta nivån avseende utvecklande ledarskap, vilken är Försvarsmaktens ledarskapsmodell, vid sex arméförband och sen koppla ihop den med storleken på deras soldatavgångar identifieras olika samband. Därigenom framgår också faktorer som är viktiga för att nå låga avgångar. Resultaten pekar mot att det finns samband mellan storleken på soldatavgångarna och nivån på det utvecklande ledarskap som tillämpas. Särskilt betydelsefullt för låga avgångar förefaller personlig omtanke vara. / Early attrition among conscripts is a problem both for the organization and for the individuals due to the costs and efforts that arise. The goal of the Swedish Armed Forces is that early attrition rates should not be higher than 7 % of personnel reporting for duty. Nevertheless the goal has been difficult to achieve and between the years of 2000 and 2005 the average early attrition rate has been approximately 13 %. The disparity between different units is significant and this study will examine whether this can be due to the leadership that is executed at the units. By measuring the level of transformational leadership, which is the model of leadership in the Swedish Armed Forces, at six different army units and then connect that level to their level of early attrition rates, different relations will be identified. By doing this, important factors to prevent early attrition will also occur. The results indicate that there are relations between early attrition rates and the level of the transformational leadership that is executed. Especially individualised consideration seems to be of outmost importance for low attrition rates.

How do you manage the pressure? : How time, type, complexity and cultural diversity affects the relationship between leadership styles and project success

The study examines the relationship between project leadership styles and success when affected by pressures such as time, project type, complexity and cultural diversity. The research examines the two well-known leadership approaches of transformational- and transactional leadership, and argues that transactional leadership, which has less focus on the leader-follower relationship, is more suitable and successful in projects with limited time. The transformational leadership style, which has more focus on vision and relationship between the followers takes time to build, and is therefore more successful for long-term projects. In order to examine this, a questionnaire was developed and sent out to 56 project leaders around the world. Findings indicate that time in projects have a negative effect on project success, and that both transformational and transactional leadership style has a dampening effect on this negative relationship, hence increasing the success. Furthermore, the study finds strong correlation between the two leadership styles, indicating that these should not be seen as two different attitudes, as leaders can show behaviors from both the transformational and transactional leadership style, possibly explaining the similar dampening effect. No further significant moderating effects were found in the variables project type, complexity and the project’s cultural diversity.

Problembakgrund: Men hänsyn till världens utveckling anses det av både forskare samt av ledare att förändring har en stor betydelse för organisationerna. Det gäller att ständigt kunna anpassa sig och följa omvärldens utveckling. Denna studie avser att studera transformellt ledarskap i samband med inkrementella förändringar då dessa anses ha en koppling till varandra.   Syfte: Syftet med studien är att utforska hur ledare med hjälp av det transformella ledarskapet kan påverka en inkrementell förändring i kommunala och privata bolag för att finna eventuella likheter och skillnader mellan bolagsformerna.   Problemformulering: Hur kan det transformella ledarskapet påverka inkrementella förändringar i kommunala och privata bolag?   Teori: Teorin i denna studie behandlar tranformellt ledarskap tillsammans med inkrementella förändringar i kommunala och privata bolag. Det transformella ledarskapet består av fyra delar, intellektuell stimulans, inspirerande motivation, individuellt hänsynstagande samt idealt inflytande. Den inkrementella förändringen är en förändring där en organisation hanterar ett problem samt ett mål i taget dvs. en steg för steg-förändring som är ständigt pågående som berör organisationens operativa processer.   Metod: Detta är en kvalitativ fallstudie som jämför hur det transformellt ledarskap kan påverka inkrementella förändringar i två olika bolagsformer. Den kvalitativa ansatsen har genomförts med hjälp av intervjuer. Studien har en deduktiv ansats.   Empiri: Respondenterna är ledare från fyra olika bolag, två privata och två kommunala. Vi har intervjuat två verkställande direktörer, en förvaltningschef, en områdeschef samt en produktions- och logistik ansvarig. De har alla ledande befattningar samt har erfarenhet av inkrementell förändring.   Analys och slutsats: Vi har inte kunnat tyda på några stora tydliga mönster för transformellt ledarskap under inkrementell förändring för var och en av bolagsformerna. Det vi kommit fram till i studien är främst att ledarna på de kommunala bolagen måste ständig anpassa sitt transformella ledarskap i den inkrementella förändringen utifrån kommunens särskilda mål, vilket inte alltid betyder det bästa för bolaget i sig. Ledarna på de privata bolagen har en större frihet i sitt transformella ledarskap och kan se till bolagets bästa när det kommer till att leda inkrementella förändringar. Likheterna och skillnaderna är lika stora mellan t ex två ledare på kommunala bolag som två ledare på privata bolag. Bolagsformerna har viss men inte någon större inverkan på ledarens transformella ledarskap, ledarens personlig har en större inverkan. / Background: It’s considered by both researchers and leaders that changes in organizations have a significant impact in the organizations well being. The organizations constantly need to adapt to the developing context. This study intends to study transformational leadership in the context of incremental change because these seem to be linked to each other.   Purpose: The purpose of this study is to explore how leaders using the transformational leaderships can affect an incremental change in both municipal- and private companies in order to identify possible similarities and differences between the two types of companies.   Problem statement: How can the transformational leadership influence incremental changes in municipal- and private companies?   Theory: The theory in this study deals with transformational leadership in incremental changes in municipal and private companies. The transformational leadership consists of four parts, intellectual stimulation, inspirational motivation, individual consideration and idealized influence. The incremental change is a change where an organization handles one problem and one objective at a time, ie. a step-by-step change that is ongoing concerning the organization's operational processes.   Method: This is a case study where we have conducted a qualitative and deductive approach. We have collected the empirical data by interviewing our respondents.   Empirical: The respondents are five leaders on four different companies. There are two respondents from the same company. The companies are two municipal- and two private companies. We have interviewed two managing directors, one manager of administration, one manager of a field and one manager of production and logistics. They all have a leading position in the organization and they all have experience of an incremental change.   Analysis and conclusions: Primarily we concluded that the leaders in the municipal companies constantly must adapt their transformational leadership in the incremental change according to the specific municipality objectives, which does not always mean the best for the company itself. The leaders in the private companies have more independence in their transformational leadership and can focus on the company's best when it comes to leading incremental changes. The similarities and differences are equal between for example two leaders in municipal companies as two leaders in private companies. The company types does not have as much impact on the leaders transformational leadership as the impact that the personality has.
