Managerial coaching and staff nurse perceptions of work environment, professional work satisfaction, job satisfaction, and intent to stay

The purpose of this prospective, descriptive, cross-sectional, correlational study was to explore the relationship between staff nurses' perceptions of first line manager coaching behaviors and nursing work environment characteristics, professional work satisfaction, job satisfaction, and intent to stay. Staff nurses perceived managers as engaging in certain coaching behaviors more frequently than others. Behaviors that established a mutually trusting and supportive relationship were reported as the most frequently occurring behaviors. Behaviors that supported the development of a mutually trusting and respectful relationship were reported as the most frequently occuring behaviors. Behaviors that supported one-on-one interactions focusing on individual development occurred less frequently. Managerial coaching behaviors were positively correlated with eight work environment characteristics which comprise professional work satisfaction, with medium to large effect sizes noted. Coaching behaviors also demonstrated positive relationships with job satisfaction and intent to stay. Correlational analyses and regression analyses illuminated the relationships between the variables. Mediation analysis of managerial coaching and the eight work environment characteristics defining professional work satisfaction provided more complete understanding of the relationship in prediction of intent to stay. The eight characteristics acted as either total or partial mediators of managerial coaching when predicting intent to stay. Demographic characteristics, managerial coaching and professional work satisfaction explained 41.4% of the variance in job satisfaction. The aim of this research revolved around the following issues: *What is the nature of motivation and morale? *What external factors play a role in determining motivation and morale? *How do certain factors influence Afrikaans-speaking educators to cause a negative attitude towards their profession as well as creating a low morale? In order to attain the above aim, a literature and empirical study was undertaken. The literature study was done by using primary and secondary sources. In the first instance it was necessary to investigate the meaning of the concepts motivation, work motivation, work satisfaction, morale, organisation climate, work performance, work productivity, stress, and change. It was found that these concepts are interdependent, creating a complete picture. After the nature and factors of motivation and morale had been identified and discussed, a questionnaire was compiled. Schools in the North West and Northern Cape provinces were involved to complete the questionnaire. The information thus assembled was statistically analysed by means of the SAS computer programme and interpreted. From the data, findings were reported and recommendations made. The empirical investigation indicated that Afrikaans-speaking educators are currently motivated to a certain degree, although there are factors that cause these educators to be unmotivated towards their work. These factors are among others the unrealistic demands made by Curriculum 2005, work overloading and undisciplined learners. The thesis concerns the persistent coupling of formal and informal industrial relations within a particular manufacturing company. At first, the company's formal structure of industrial relations was heavily tempered by the operation of informal cross cutting ties. The resultant system of industrial relations was one that might be regarded as a hybrid, integrating formal and informal networks of relationships within the organization of the factory. The quite discernible ethos of informality or paternalism remained largely unchallenged by the rather facilitating political conditions that prevailed at the time. However, the political climate has, in the last decade or so, been subject to considerable pressure that has resulted in some far reaching and fundamental changes to the political order of the country. The emergent political conditions have enforced upon the company the need for change. The essence of such changes were perceived to hinge upon the transformation of the company's system of industrial relations. The transformation entailed the establishment of a more overtly formal system of industrial relations, separating the formal and informal relations which had becomes inextricably entwined. However, the objectives of such changes were never quite achieved. The distinction between the formal and informal industrial relations remained submerged in the melee of intergroup contestation. The various interest groups in the factory context appropriated the division between formal and informal industrial relations, enabling these groups to phrase their industrial strategies within an idiom most contextually appropriate. The aims of this study are to establish: • what work satisfaction entails • which factors influence the work satisfaction of the principal according to the available literature • which factors in teaching practice influences the work satisfaction of the principal. To achieve these goals both an empirical and a survey of the literature was conducted. The study of the literature was undertaken from primary and secondary sources. After the characteristics and factors of work satisfaction have been established and discussed, a questionnaire was drafted. From the literature the following factors, the need of acknowledgement, the need to excel, relationships within the school, physical circumstances at work, and the status of the principal were identified as important. A systematic sample was used in which principals of primary schools in the Northern Cape were involved. The information gathered was processed with the aid of a computer. After processing, the data was interpreted and findings were established. According to the findings recommendations were made. The empirical investigation indicated that principals have reasonable work satisfaction but that there still are certain factors that should be addressed. Some of these factors are a healthy relationship with pupils, colleagues and subordinates and the line of communication between the school and Education Department. Certain recommendations are made on the basis of the empirical investigation. Syftet med studien var att undersöka inre arbetsmotivation och arbetstillfredsställelse genom att se vilket motivationsbehov och vilken typ av arbetstillfredsställelse som skattades högst. Syftet var även att undersöka vilka motivationsbehov som bäst predicerar inre och yttre arbetstillfredsställelse. Studien genomfördes inom äldreomsorgenen i en mindre kommun i Sverige. 80 personer deltog i studien som genomfördes som en enkätundersökning. Mätinstrumenten som användes var Minnesota Satisfaction Questionnaire (MSQ) och Basic Need of Satisfaction at work Scale (BNS). MSQ mätte inre och yttre arbetstillfredsställelse medan BNS mätte inre arbetsmotivation med utgångspunkt från Self-Determination Theory och de tre komponenterna autonomi, kompetens och samhörighet. Resultatet visade att samhörighet var det behov som skattades högst och det fanns en signifikant skillnad till autonomi och kompetens. Inre arbetstillfredsställelse skattades högre än yttre arbetstillfredsställelse och autonomi och kompetens predicerade inre arbetstillfredsställelse medan kompetens predicerade yttre arbetstillfredsställelse. / The purpose of the study was to examine intrinsic work motivation and work satisfaction by seeing which basic motivation need and which type of work satisfaction that was highest estimated. The purpose was also to examine which basic motivation needs that were the predictors to internal and external work satisfaction. The study was conducted among employees in nursing homes. 80 nurses participated and the study was conducted as a survey. The instrument used in the study was Minnesota Satisfaction Questionnaire (MSQ) and Basic Need of Satisfaction at work Scale (BNS). MSQ measured internal and external work satisfaction while BNS measured intrinsic work motivation based on Self Determination-Theory and the three components autonomy, competence and relatedness. The results showed that relatedness was highest estimated and that there was a significant difference to autonomy and competence. Internal work satisfaction was rated higher than external work satisfaction and autonomy and competence was the predictors of internal work satisfaction while competence predicted external work satisfaction.

Pirmojoje pagrindinėje darbo dalyje aptariamos valstybės tarnautojų pasitenkinimo darbu teorinės prielaidos: valstybės tarnybos ir valstybės tarnautojo sampratos, pasitenkinimo darbu samprata, valstybės tarnautojo pasitenkinimą darbu įtakojantys veiksniai, sudarytas valstybės tarnautojų pasitenkinimą darbu įtakojančių veiksnių modelis. Antrojoje darbo dalyje analizuojamas ir lyginamas dviejų Lietuvos savivaldybių – Radviliškio ir Vilkaviškio rajonų savivaldybių - valstybės tarnautojų pasitenkinimas darbu (bendras respondentų pasitenkinimo darbu lygis; nuo pačių respondentų ir nuo savivaldybių administracijos priklausantys pasitenkinimą darbu įtakojantys veiksniai). Trečiojoje darbo dalyje pristatomos abiejų analizuotų rajonų savivaldybių valstybės tarnautojų pasitenkinimo darbu didinimo kryptys. Darbe bandoma išsiaiškinti, ar abiejose tyrime dalyvaujančiose savivaldybėse darbuotojų pasitenkinimas darbu atitinka modernaus viešojo valdymo reikalavimus. / In the Master thesis the work satisfaction of employees on the basis of their work is analyzed. In the first main part of the thesis the theoretical assumptions of employees’ satisfaction on the basis of work are described: the concepts of state service and state employees, the concept of work satisfaction, the factors influencing the work satisfaction. The author presents the model of factors influencing the satisfaction of work. In the second part the work satisfaction in two municipalities (Vilkaviskis and Radviliskis) is analyzed and compared (the basic level of work satisfaction of the respondents; the factors depending on the respondents themselves and on the management of the municipalities). In the third part the directions improving work satisfaction in both municipalities are presented. The thesis includes the concept connected with the fact if the work satisfaction in both municipalities is equivalent to the requirements of modern public management.
