Fatores associados ao comprometimento de funcionários de empresas de telecomunicações / Factors associated with the employees commitment in the telecommunications sector

O empregado precisa de informação para compartilhar do entendimento da visão da organização, construir sentimento de pertencimento, envolver-se e comprometer-se com as estratégias e objetivos da organização. Isso requer interação e diálogo. Assim sendo propõe-se com este estudo verificar os fatores associados ao comprometimento de empregados do setor de telecomunicações, telefonia fixa, segundo estruturas de mercado. Foi realizado um levantamento de informações em fontes primárias, utilizando-se como técnica de abordagem a entrevista por meio do questionário individual, com questões fechadas, na pesquisa quantitativa e por meio de um roteiro semi-estruturado que auxiliou a entrevista individual na pesquisa qualitativa, com a diretoria/ gerência. A pesquisa de campo foi realizada no setor de telecomunicações, no Brasil e em Cabo Verde, no período de janeiro a maio de 2009. A amostra final foi de 98 entrevistados em empresa caboverdeana e 195 em brasileira. Os dados foram submetidos às análises descritivas (tabelas de freqüências e proporções), univariadas (teste de qui-quadrado de Pearson ou exato de Fisher) e múltiplas (regressão logística e de Poisson robusta). Os dados foram analisados, em modelo múltiplo completo: as variáveis do constructo comprometimento no primeiro nível e as sociodemográficas no segundo. Foram consideradas significativas as variáveis com p<0,05 ou p<0,10. Entre os resultados da pesquisa quantitativa, pode-se registrar que nas duas empresas o processo comunicativo permite a comunicação em todas as direções, com concordância superiores a 85% em todas as questões. Uma elevada porcentagem, acima de 75%, das pessoas participam de decisões que afetam os seus trabalhos. A existência de vários canais e meios de comunicação utilizados são percebidos pela maioria, com valores acima de 79%. Existe a percepção da maioria, em ordem de 77%, de que existe a área de comunicação e que ela ocupa um espaço estratégico dentro da organização. A pesquisa qualitativa corrobora essa percepção. Os entrevistados concordaram que são comprometidos afetivo, normativo e instrumentalmente em média com 89%, 70% e 75%, respectivamente. As diferenças entre tipo de empresas foram significativas na explicação do comprometimento. A estimativa dos coeficientes (modelo de regressão de Poisson e logística) revelam que boa comunicação é um fator associado ao comprometimento. Para uma das empresas, além de uma boa comunicação, alguns fatores sociodemográficos estavam associados positivamente ao comprometimento. As conclusões ratificam a importância da comunicação e de variáveis sociodemográficas no desenvolvimento do comprometimento. Assim, este estudo contribui para o aprofundamento da discussão sobre fatores associados ao comprometimento, com ênfase específica às empresas de telefonia fixa, segundo estruturas de mercado. Além disso, contribui para o aprofundamento da discussão sobre as práticas de gestão de pessoas em mercados de diferentes estruturas. / The employee needs information to share the understanding of the organizations vision, to build a feeling of belonging, to get involved and to be committed with the organizations strategies and objectives. This requires interaction and dialogue. So, it is proposed with this study to verify the factors associated with the employees commitment in the telecommunications sector, fixed telecommunication, according to market structures. A survey of information in primary sources was made, using as a technical approach the interview through the individual questionnaire with closed questions, through individual interviews and quantitative research, in the qualitative research, with the board, through a guide for semi-structured research. The field research was conducted in the telecommunications sector in Brazil and Cabo Verde, from January to May 2009. The final sample was 98 respondents in Cape Verdean company and 195 in Brazilian company. Data were subjected to descriptive analysis (frequency tables and proportions), univariated (chi-square test or Fisher\'s exact test) and multiple (logistic and Poisson robusta). Data were analyzed, in complete multiple model: the variables in the construct commitment in the first level and the sociodemographic characteristics in the second. It was considered significant the variables with p <0.05 or p <0.10. Among the quantitative research results, it is noteworthy that the two companies, the communication process allows communication in all directions, with over 85% agreement on all issues. A high percentage, over 75% of people participate in decisions that affect their work. The existence of various channels and means of communication are perceived by most, with values above 79%. There is a perception of the majority, in order of 77%, that there is a communication area and it occupies a strategic place within the organization. The qualitative research supports this perception. Respondents agree that they are committed affective, normative and instrumentally average of 89%, 70% and 75% respectively. The differences between types of firms were significant in explaining commitment. The estimated coefficients (Poisson regression model and logistic) indicate that good communication is a factor associated with commitment. For one of the companies, besides the good communication, some socio-demographic factors were positively associated with the commitment. The findings validate the importance of communication and sociodemographic variables in the development of commitment. Thus this study contributes to further discussion on factors associated with commitment, with specific emphasis on fixed telephone companies, according to market structures. It also contributes to deepening the discussion on the human resources management practices in markets differents structures.

Características de personalidade e comprometimento organizacional

Os estudos sobre comprometimento organizacional vêm se expandindo no cenário internacional e nacional e apresentam diferentes focos de investigação. A relação entre o Comprometimento Organizacional e a personalidade no referencial teórico do Modelo dos Cinco Grandes Fatores – Big Five é o objetivo dessa pesquisa. Os participantes foram 269 profissionais entre 17 e 80 anos de idade, oriundos de empresas públicas e privadas. Os instrumentos utilizados foram um questionário sócio-demográfico, uma Escala de Comprometimento Organizacional, e as Escalas Fatoriais de Extroversão, Socialização e Abertura. As análises de Regressão apontaram que as variáveis que apresentam maior efeito sobre o Comprometimento Organizacional foram Abertura e alguns subfatores das Escalas de Extroversão e Socialização. Já a natureza das instituições (pública e privada) influenciou no vínculo que os trabalhadores desenvolvem com a organização sendo que esse vínculo é respaldado por diferentes fatores da personalidade. A percepção dos colaboradores quanto ao apoio que as empresas oferecem para o desenvolvimento profissional e o tempo de atividade no mesmo local de trabalho foram as variáveis mais significativas na interação com o Comprometimento Organizacional. / Studies on commitment to organizations are expanding in both national and international scenes and there are multiple focuses of investigation and research. The study of the relationship between commitment to organizations and personality in the context of the Big Five Model is the goal of this research. The participants were 269 professionals, 17 to 80 years old, working in state-controlled companies or in private companies. The instruments used were a social-demographic questionnaire, the Scale of Organizational Commitment, and the factorial Scales of Extraversion, Agreeableness and Openness. An analysis of regression showed that the variables that had most effect on organizational commitment were openness, some sub-factors of extraversion and agreeableness. No significant relationship was found between these construct. The nature of the institution (state-controlled or private) affected the bond between the workers and the organization, mediated by different personality factors. The perception of the workers about the support the companies offer to personal development and the time of activity in the same company were the most significant variables to determine organizational commitment.

Internal social responsibility and comprometimento organizacional: a comparative study in pertaining to the state of Cearà companies / Responsabilidade social interna e comprometimento organizacional: um estudo comparativo em empresas cearenses

nÃo hà / This work aimed to investigate the existing links between the Internal Social Responsibiliy (ISR) and the Organizational Commitment. The practices on the Internal Social Responsibility considered herein were the social indications from ETHOS Institute of Companies and Social Responsibility, focusing the following points: dialogues and participation; human respect and decent work (ETHOS, 2006). This study has taken use of a documental and exploratory research(CERVO; BERVIAN, 1983). The research bibliography approached the social responsibility according to Ashley (2003), Mcintosh et al. (2001), Oliveira (2002), Srour (2003), and the organizational commitment with the authors Bastos et al. (1997), Bonavides, Oliveira e Medeiros (2006), Medeiros et al. (2005), Meyer e Herscovitch (2001). The documental research was a base for the research samples and for the identification of the developed actions held by the companies. The present research was done in two big companies in the areas of services: the sewage and water company in Cearà State(CAGECE) and Guanabara Transportation Company(GUANABARA), both winners of Delmiro Gouveia Award in social responsibility and in the social performance category. The data collection was done through a methodology of survey application divided in: elaboration of data collection, a series of ordered questions with three sets of RSI indices, and three bases of organizational commitment, where it was used Liket scale of variation from one to five to the answers. The questionnaire was answered by hand and was applied with two hundred and twenty operational level employees, divided in an equable way in the two companies. The presentation methods and the analysis of data expanded in three blocks: the first deals with the profile of the interviewees out of an arithmetic average and relative attendances; the second presents the main analysis of components through the factorial analysis which present the principal actions in RSI which produced commitment; and the third block deals with a comparative analysis involving the two companies. As instruments of process it was used the SPSS and the Excel programs. The results obtained in this research show that the internal social responsibility has a great influence in the organization commitment of the workers. The actions of the internal social responsibility which most influence in the expected commitment have a lot to do with the social index dialogue and participation, model quoted by Valladares, Leal Filho and Roman(2005); (GuimarÃes and Borges, Marques and Adorno(2005), and the model of commitment generated by these actions is the affectivity. / Este trabalho buscou investigar os vÃnculos existentes entre as prÃticas de responsabilidade social interna - RSI e o comprometimento organizacional. As prÃticas de responsabilidade social internas consideradas foram os indicadores sociais do Instituto Ethos de Empresas e Responsabilidade Social, enfocando os seguintes pontos: diÃlogo e participaÃÃo, respeito ao indivÃduo e trabalho decente (ETHOS, 2006). Este estudo caracteriza-se como uma pesquisa exploratÃria, descritiva e comparativa, apoiando-se em pesquisa bibliogrÃfica e documental (CERVO; BERVIAN, 1983). A pesquisa bibliogrÃfica abordou a responsabilidade social baseada nos autores Ashley (2003), Mcintosh et al. (2001), Oliveira (2002), Srour (2003) e o comprometimento organizacional com os autores Bastos et al. (1997), Bonavides, Oliveira e Medeiros (2006), Medeiros et al. A pesquisa foi realizada em duas empresas de grande porte no ramo de serviÃos, a Companhia de Ãgua e Esgoto do Cearà - CAGECE e a Expresso Guanabara, ganhadoras do PrÃmio Delmiro Gouveia de Responsabilidade Social, na Categoria Desempenho Social 2006. A coleta de dados deu-se por meio da aplicaÃÃo de um survey, dividido em: elaboraÃÃo do instrumento de coleta de dados, sÃrie ordenada de perguntas, com trÃs blocos dos indicadores de RSI e as trÃs Ãncoras de comprometimento organizacional, adotando-se uma escala Liket de variaÃÃo de 1 a 5 para as respostas. O questionÃrio foi respondido por escrito e aplicado a 220 funcionÃrios de nÃvel operacional, divididos de forma igualitÃria nas duas empresas. Os mÃtodos de apresentaÃÃo e a anÃlise dos dados desenvolveram-se em trÃs blocos, o primeiro trata do perfil dos entrevistados a partir de uma mÃdia aritmÃtica e freqÃÃncias relativas, o segundo apresenta a anÃlise dos componentes principais, atravÃs da anÃlise fatorial, que apresenta as principais aÃÃes de RSI que geraram comprometimento, e o terceiro faz uma anÃlise comparativa entre as duas empresas; como instrumentos de processamento, foram utilizados os programas SPSS 10.0 e Excel. Os resultados obtidos indicam que a responsabilidade social interna tem grande influÃncia no comprometimento organizacional do trabalhador. As aÃÃes de responsabilidade social interna que exercem maior influÃncia no comprometimento partem do indicador social diÃlogo e participaÃÃo, modelo citado por Valladares, Leal Filho e Roman (2005); (GuimarÃes e Borges, Marques e Adorno (2005) e o modelo de comprometimento gerado por estas aÃÃes à o afetivo.

Sujeito e empresa capitalista contemporânea num impasse: entre o laço social neurótico e o perverso / Subject and contemporary commercial company in impasse: between the neurotic and perverse social ties

O capitalismo e o mundo do trabalho vêm sofrendo transformações profundas desde a década de 1970. A pesquisa aqui descrita é uma investigação da relação inconsciente entre o sujeito e a configuração atual do capitalismo, no contexto de uma empresa multinacional do ramo hoteleiro. O método adotado foi qualitativo, sendo um estudo de psicanálise aplicada sobre a articulação fantasmática e institucional de prazer, sofrimento e gozo na empresa em questão: 1) pela análise do discurso produzido em entrevistas abertas com 6 de seus funcionários que trabalham em 4 hotéis da rede, localizados em São Paulo capital e em Campinas, realizadas entre outubro de 2007 e novembro de 2008; 2) pela análise de material impresso e on-line da empresa; 3) por um breve recorte sócio-histórico do capitalismo. Uma das conclusões a que chegamos é a de que os fundamentos de uma empresa comercial permanecem os mesmos, mas mudaram os mecanismos e os discursos adotados na sua execução. Agora, entidades abstratas externas a globalização, a competitividade, o mercado supostamente justificam a intensificação da apropriação do que é produzido, do conhecimento, do tempo dos funcionários; justificam a necessidade imperiosa de excelência produtiva, de lucros sempre crescentes; justificam as reestruturações, a adoção de políticas de verificação de competências e demissões. No caso analisado, a velha empresa-mãe, subjetiva nas escolhas, lenta nas decisões, está sendo substituída pela nova empresa objetiva e rápida nas escolhas dos que estão aptos e na implementação de mudanças que os resultados exigem. Mas isso tem sido feito mantendo-se a velha roupagem da mãe-protetora, num discurso quase uníssono sobre um laço social supostamente em grande harmonia, tanto na documentação oficial da empresa, quanto na fala de seus funcionários, da eleita mais de 10 vezes como uma das 10 melhores empresas para se trabalhar no Brasil; da que se preocupa com os filhos-funcionários, que oferece a eles muitas oportunidades de carreira. Entretanto, delineiam-se impasses e contradições nos discursos, que parecem oscilar entre o neurótico e o perverso. Porém, a faceta perversa fica, em geral, elidida. Perversa em termos de fantasia e vontade de gozo, na relação com o outro, no caso dos sujeitos, e, no caso da empresa, dos objetivos de lucratividade acima de qualquer preocupação com funcionários, de qualquer responsabilidade social ou de diversidade supostamente valorizada. Além disso, as questões pessoais de todos os 5 sujeitos ouvidos estão ligadas às questões centrais que permeiam a instituição. Questões que se referem ao lugar que cada um ocupa para o outro ser ou não ser reconhecido, ser ou não ser promovido, ser ou não ser demitido, ver ou não ver o outro ganhar uma oportunidade de carreira. / Capitalism and labour configuration have been changing deeply since 1970. The research here described is an investigation about the unconscious relation between the subject and the current capitalism configuration in the context of a multinational company in the hotel market. The method adopted was qualitative, being a study of applied psychoanalysis about the articulation between singular fantasy and institutional discourse as well as pleasure, suffering, jouissance forms in the company in question: 1) by the analysis of discourses produced in open interviews with 6 of its employees that work in 4 of its hotels located in São Paulo and Campinas, Brazil, held between October 2007 and November 2008; 2) by the analysis of printed and on-line corporate material; 3) by a short social-historical briefing of capitalism. One of the conclusions to which we have come is that basic principles of a commercial company are the same as ever. Nevertheless mechanisms and discourses adopted to implement them have changed. Now external abstract entities - globalization, competitiveness, market dynamics - supposedly justify the intensification of appropriation of what is produced by employees, besides their knowledge and time; justify such imperious demand for productive excellence and growing profits; justify restructuring actions, adoption of competence assessment policies and layoffs. In the analysed case, the old mother-company, subjective in selection processes, slow to make decisions, is being replaced by a new company, objective and fast to select competent people and to implement changes that goals associated with financial results require. However this has been done keeping the old image of a protective-mother painted through an almost homogeneous discourse about a social tie supposedly in great harmony. This is the case in both the official corporate documentation and the employees\' speech about the company which has been elected more than 10 times as one of the 10 best companies to work in Brazil; which is concerned about its children-employees; which offers several career opportunities to them. However, some contradictions and impasses are detected in discourses, which seem to oscillate between the neurotic and perverse ones. But the perverse dimension usually stays elided. Perverse in the sense of fantasy and will to jouissance in the relation with the other, in the case of the subjects, and, in the case of the company, in the sense of profitability goals above any concern towards employees, any social responsibility or any diversity supposedly appreciated. Furthermore, personal issues of all interviewed subjects are related to the institution core issues. Issues referring to the place that each one occupies for the other - to be or not to be recognized, to be or not to be promoted, to be or not to be laid off, to see or not to see the other getting a career opportunity.

Somos fruto da nossa socialização: a influência das crenças pessoais no comprometimento organizacional / We are the fruit of our socialization: the influence of personal beliefs in organizational commitment

Often, organizations are will with problems that can be either internal or external, which can cause multiple consequences. By studying the relationship of personal values on organizational commitment is proposed to identify and understand the types of beliefs that are related to specific types of linkages prevailing in a sample of employees from various companies in the city of South Boxes The study presents a predominantly quantitative approach, descriptive in nature. The instrument used for data collection was composed of three parts. The first part aimed to identify the profile of the sample investigated, the second part, based on Monday, Porter and Steers (1979) and also Meyer, Allen and Smith (1991) tried to verify aspects related to organizational commitment and the third part, developed from the study of Gouveia (2003) aimed at identifying the human values. Data analysis tests were performed descriptive statistics, correlations between personal values and constructs of organizational commitment and application of regression models, including analysis of the mean, median and standard deviation, was also performed internal consistency of the subsystems of values and personal constructs of organizational commitment, and reliability of these from the Cronbach's Alphas. The relevance of this issue is guided by previous research demonstrating the importance of personal values as a mechanism for explanation of various socio-psychological phenomena, so we attempted to find relationships in the workplace between individual beliefs (personal values) on the different types of links ( organizational commitment) with the organization. The results showed that the models obtained nnhum despite meet the statistical assumptions, showed a high degree of explanation, indicating that the values studied did not contribute significantly to the understanding of the commitment of employees. / Não raro, as organizações são acometidas de problemas, que podem ser de natureza interna ou externa, o que podem causar múltiplas conseqüências. Por meio do estudo da relação dos valores pessoais sobre o comprometimento organizacional propõe-se identificar a relação dos valores humanos sobre o comprometimento organizacional de uma amostra de colaboradores de diversas empresas da cidade de Caixas do Sul. O estudo apresenta uma abordagem predominantemente quantitativa, de natureza descritiva. O instrumento utilizado para a coleta de dados foi composto por três partes. A parte inicial objetivou identificar o perfil da amostra investigada, a segunda parte, baseada em Meyer, Allen e Smith (1991) buscou verificar aspectos referentes ao comprometimento organizacional e a terceira parte, desenvolvida a partir do estudo de Gouveia (2003) visou identificar os valores humanos. Para análise dos dados foram realizados testes de estatísticas descritivas, numa amostra de 411 colaboradores dos setores da indústria, comércio e serviços da cidade de Caxias do Sul, e assim foram realizadas correlações entre os valores pessoais e os construtos do comprometimento organizacional e aplicação de modelos de regressão, inclusive análise da média, da mediana e do desvio padrão, também foi realizada a consistência interna dos subsistemas dos valores pessoais e dos construtos do comprometimento organizacional, e da confiabilidade destes a partir dos alphas de cronbach. A relevância do assunto está pautada em pesquisas anteriores que demonstram a importância dos valores pessoais como mecanismo de explicação de diversos fenômenos sociopsicológicos, assim buscou-se encontrar relações no ambiente de trabalho entre as crenças individuais (valores pessoais) sobre os diversos tipos de vínculos (comprometimento organizacional) com a organização. Os resultados apontaram que nenhum dos modelos obtidos, apesar de atenderem aos pressupostos estatísticos, apresentou alto grau de explicação, indicando que os valores estudados não contribuem expressivamente para o entendimento do comprometimento dos trabalhadores.

The relationship between authentic leadership, psychological capital, psychological climate, team commitment and the intention to quit in a South African manufacturing organisation

Grounded in the positive psychology paradigm the recently recognised core construct of psychological capital was focussed in a South African study. A non-experimental, correlational study (n=204) examined the relationship between authentic leadership, psychological capital, psychological climate, team commitment and intention to quit. The present study was exploratory in nature and the pattern of relationships being investigated had not been previously tested in a South African context. A self-administered composite questionnaire consisting of five psychological scales were distributed to employees in the junior to senior management level at a global tyre manufacturing organisation based in Port Elizabeth, South Africa. The five scales were the Authentic Leadership Questionnaire by Walumbwa, Psychological Capital Questionnaire by Luthans, Psychological Climate by Koys and DeCotiis, Team Commitment by Bennett and the Intention to Quit Scale by Cohen. All the measures applied on the South African sample were developed outside South Africa and model equivalence had to be established. The content and structure of the measures were investigated through confirmatory factor analysis and exploratory factor analysis. With the exception of the Cohen scale of intention to quit, all other measures changed their factorial structures to suit the present data. The propositions in the study were tested through descriptive statistics, t-tests, ANOVA, post hoc tests, Cohen’s d, Pearson product-moment correlation and multiple regressions. Structural equation models were built to test the relationships between the scales and sub scales of authentic leadership, psychological capital, psychological climate, team commitment and intention to quit. Results of the analyses carried out, show significantly strong relationships between the variables. Of note is the marked relationship between authentic leadership and psychological climate. Most of the propositions were accepted in light of the relationships that emerged. The proposition indicating structural equation models was rejected because none of the models built in the study successfully produced an adequate fit on the data. Contributions of the study were in terms of the portability of the measurement instruments applied in the study as well as the relationships that emerged. Re-validation of the measures is required to enable clarity on how the variables in the study are interpreted across cultural contexts. Directions for future research include extending the study to other samples and other cultures. Measuring social desirability of the instruments could possibly provide clarity on how the different samples respond to the measures. Studies that compare the reading ability as well as the ability to comprehend the items in the measures would provide valuable information.

Cette recherche vise à comprendre le processus de la réduction de l’ambiguïté des programmes RSE au sein des organisations, afin d’expliquer les effets de ces programmes sur les attitudes organisationnelles des salariés. Elle tente plus précisément de répondre à la question suivante : comment les acteurs organisationnels construisent un sens à l’engagement sociétal de leur entreprise ? Et dans quelle mesure ce processus de construction de sens influence d’une manière positive leur engagement organisationnel ? Afin d’apporter des éléments de réponses, nous identifions les concepts théoriques qui peuvent rendre compte du mécanisme de l’impact de la RSE sur l’implication organisationnelle des salariés : le sensemaking et l’identification organisationnelle. Cette recherche qualitative est adossée à une étude empirique réalisée en France auprès de 31 acteurs organisationnels appartenant à des secteurs d’activités et des niveaux hiérarchiques différents. Les professionnels interrogés appartenaient tous à des entreprises engagées dans des actions RSE. En parallèle à la présentation de l’analyse de contenu de ces entretiens, nous rapportons les verbatims des interviewés, afin d’illustrer les concepts théoriques mobilisés et leur donner une dimension plus concrète. Les résultats de ce travail montrent que la culture organisationnelle et la capacité de l’entreprise à planifier, mettre en oeuvre, évaluer et communiquer son engagement sociétal offrent aux salariés des indices pour construire un sens à la RSE. L’impact de cette RSE perçue sur l’engagement organisationnel est influencé par l’identification organisationnelle, elle-même impactée par quatre besoins psychologiques : L’estime de soi, l’auto-différentiation, la sécurité, et le Sens / This research aims to analyze the process of reducing the ambiguity of Corporate Social Responsibility (CSR) in organizations, in order to better understand the mechanisms of the impact of CSR programs on employee attitudes. More precisely, this research tries to answer the following question : How do organizational actors construct a meaning for the societal engagement of their company ? And how this process positively impacts their organizational commitment. In order to address this research question, we identify theoretical concepts that can account for the mechanism of the impact of CSR on the employees' organizational commitment : sensemaking and organizational identification. This qualitative research is backed up by an empirical study carried out in France with 31 organizational actors belonging to different sectors and hierarchical levels. The professionals interviewed all worked in companies engaged in CSR initiatives. In parallel with the presentation of the content analysis of these interviews, we report the verbatim of the interviewees, in order to illustrate the theoretical concepts mobilized and to give them a more concrete dimension. The results of this work show that the organizational culture and the capacity of the company to plan, implement, evaluate and communicate its social commitment, offering cues to employees to build a sense of CSR. Cette recherche sur articles a pour objectif de mieux comprendre l’impact du climat diversité, considéré comme un climat organisationnel, sur la performance individuelle des salariés. Nous mobilisons ici le cadre conceptuel de Kopelman et al. (1990).Le concept de climat diversité a cependant été critiqué pour ses défaillances conceptuelles et méthodologiques. Nous réalisons dans un premier article une revue de littérature approfondie (Nombre d’études analysées = 62), et proposons une reconstruction du climat diversité en trois dimensions : l’intentionnalité, la programmation et la pratique. Nous nous appuyons pour ce faire sur le cadre conceptuel de HRM system structure d’Arthur et Boyles (2007) et les diversity management system components de Kulik (2014).Dans un deuxième article, nous opérationnalisons le climat diversité tel que reconceptualisé, en développant et validant une échelle de mesure en 11 items au niveau organisationnel. Nous avons mené pour ce faire trois études (N = 150 ; N = 398 ; Nunité = 11, Nindividuel = 221) qui nous ont permis de valider les propriétés psychométriques de l’échelle en termes de fiabilité et de validité convergente, discriminante, nomologique et prédictive.Enfin, dans un troisième article nous testons nos hypothèses de recherche grâce à une dernière étude (Nunité = 34 ; Nindividuel = 509). Nos résultats montrent que le climat diversité organisationnel influence positivement la performance individuelle, et que la satisfaction au travail et l’engagement organisationnel affectif sont des médiateurs de cette relation. La médiation de l’engagement organisationnel normatif n’est pas concluante.Notre recherche a une contribution significative sur le plan conceptuel et méthodologique, en proposant une approche structurelle innovante et une mesure pour l’étude du climat diversité, par-delà les paradigmes dominants du management de la diversité. Elle offre de plus une forte contribution managériale, en proposant une taxonomie des climats diversité dans les organisations et en ouvrant plusieurs voies aux praticiens pour le développer. / This research aims to better understand the impact of diversity climate, as an organizational climate, on individual employee performance. We use the conceptual framework of Kopelman et al. (1990).However, the concept of diversity climate has been criticized for its conceptual and methodological shortcomings. In a first article, we produce an in-depth literature review (number of studies analyzed = 62), and we propose a reconstruction of diversity climate in three dimensions: intentionality, programming and praxis. We rely on Arthur and Boyles (2007)’s HRM system structure and on Kulik (2014)'s diversity management system components conceptual frameworks.In a second article, we operationalize diversity climate as reconceptualized, developing and validating an 11-item measurement scale at the organizational level. To proceed, we conducted three studies (N=150; N=398; NUnit =11, Nindividual =221) that allowed us to validate the psychometric properties of the scale in terms of reliability and convergent, discriminant, nomological and predictive validity.Finally, in a third article we test our research hypotheses with a final study (Nunit =34; Nindividual =509). Our results show that organizational diversity climate positively influences individual employee performance, and that job satisfaction and affective organizational commitment mediate this relationship. Mediation of normative organizational commitment is inconclusive.Our research has a significant contribution conceptually and methodologically, since it proposes an innovative structural approach and a measure for the study of diversity climate, beyond the dominant paradigms of diversity management. It also offers a strong managerial contribution, providing a taxonomy for diversity climates in organizations and opening up several avenues for practitioners to develop it.

Director of Nursing Role Conflict and Ambiguity, Commitment, and Intent to Stay

High rates of turnover and the limited tenure of directors of nursing (DONs) in long-term care creates instability in the nursing workforce and the quality of care provided. Organizations, industry, and stakeholders have made little progress to change this turnover crisis. The purpose of this quantitative study, guided by organizational role and social exchange theories, was to determine if there was a difference in levels of affective organizational commitment and intent to stay mediated by leader-member exchange in long-term care DONs with different levels of role conflict and role ambiguity. The key variables were measured with the Role Questionnaire, Leader-Member Exchange Scale 7, Affective Commitment Questionnaire, and the Intent to Stay Scale. DONs were recruited via e-mail and social media, and 126 participants completed the surveys with 42 experiencing high role conflict and 13 experiencing high role ambiguity. Results revealed no differences in the levels of affective organizational commitment or intent to stay between DONs with high versus low levels of role conflict or role ambiguity. However, role ambiguity and leader-member exchange, but not role conflict, significantly predicted a DON's affective organizational commitment and intent to stay. Future research could consider the levels of role conflict and role ambiguity experienced by the DON and the tenure of the DON and the effect on the quality of resident care provided. The results of this study could impact positive social change by being used to advocate for role clarity and improve relationships with leaders to increase DON tenure, which would improve nurse workforce turnover and the quality provided in long-term care.

Doing IT Right: Employees’ Perspective on CSR

Although there have been many previous studies done on the influence of corporate social responsibility (CSR) in organizations, there has been relatively less research on the impact of CSR on the organization’s employees. Studies conducted in this topic have looked at various industries such as banking, manufacturing and others but very minimal studies on the Information Technology(IT) industry Considering the research gaps, this thesis examines the employee’ perceptions and attitudes towards CSR and its impact on organizational commitment in the IT industry in the context of Sweden. In order to study this further, it was hypothesized that CSR has a positive impact on organizational commitment (OC) of employees in the IT companies of Sweden. In order to empirically test this, the questionnaire method was employed, and 164 completed surveys were conducted. The findings of this study support hypothesis that CSR has a positive correlation with employee commitment towards their companies. These conclusions indicate that IT firms require to strengthen and integrate CSR to attract and retain motivated, engaged labour force.
