Bien-être au travail et performance de l'entreprise : une analyse par les paradoxes / Well-being at work and corporate performance : an analysis throught paradoxes

À l’heure où les entreprises, confrontées à de nombreux bouleversements, sont plus que jamais en recherche de performance, et à l’heure où les salariés, dénonçant les conditions de travail et les pratiques managériales, n’ont jamais été aussi demandeurs de bien-être au travail, réconcilier le bien-être des salariés et la performance de l’entreprise est un sujet d’actualité et un enjeu stratégique pour les entreprises.La revue de la littérature et les résultats d’une analyse qualitative exploratoire menée à l’aide d’entretiens semi-directifs auprès de 55 salariés du groupe RESSIF (Réseau des Services Sociaux Interentreprises de France) nous amènent à envisager le « bien-être au travail » et la « performance de l’entreprise » en termes de méta-perspective paradoxale et à proposer des voies de résolution de ce paradoxe organisationnel.Pour ce faire, nous avons mené deux études quantitatives. La première étude est basée sur 5300 observations issues de l’enquête « conditions de travail » du Ministère français du travail. La deuxième est basée sur les réponses de 270 entreprises à un questionnaire en ligne portant sur les pratiques de gestion des ressources humaines.Finalement, nos résultats empiriques concluent que les facteurs permettant de concilier le bien-être au travail et la performance de l’entreprise sont, parmi les conditions de travail, la lutte contre l’intensité et l’insoutenabilité du travail et, parmi les pratiques de ressources humaines, le développement de la participation des salariés aux décisions de l’entreprise, la formation, les promotions et perspectives de carrière et, dans une moindre mesure, l’évaluation de la performance.Pour conclure ce travail, sont présentées les contributions théoriques, méthodologiques et managériales, ainsi que les voies futures de recherche. / At a time when companies, faced with many upheavals, are more than ever in search of performance, and when employees, denouncing working conditions and managerial practices, have never been so demanding of well-being at work, reconciling employee well-being and company performance is a topical issue and a strategic challenge for companies.The literature review and the results of an exploratory qualitative analysis conducted using semi-directive interviews with 55 employees of the RESSIF group (Réseau des Services Sociaux Interentreprises de France) lead us to consider "well-being at work" and "company performance" in terms of paradoxical meta-perspective and to propose ways to resolve this organizational paradox.To do this, we conducted two quantitative studies. The first study is based on 5300 observations from the working conditions survey of the French Ministry of Labor. The second is based on the answers of 270 companies to an online questionnaire on human resources management practices.Finally, our empirical results conclude that the factors that make it possible to reconcile well-being at work and company performance are, among working conditions, the fight against work intensity and unsustainability and, among human resources practices, the development of employee participation in company decisions, training, promotions and career perspectives and, to a lesser extent, performance evaluation.To conclude this work, theoretical, methodological and managerial contributions are presented, as well as future research paths.

Several other legal constructions such as Critical Legal Studies, Law and Economics and the emphasis on a theory of language also have their own limits, within the theory itself prevents them to describe satisfactory the emergence of tranconstitutionals problems. The paper presents three different theories in order to provide a support for a construction of general theory of transconstitutionalism or at least being a guide for legal practices, for constitutionalist, for international lawyers and political scientists to reshaping the conflicts between different legal systems or rationalities justifies the reference in a legal decision of a particular system does not the other. The three models will be explored as follows: the theory of communicative action of Jürgen Habermas; Jacques Derrida s descontruction; and Niklas Luhmann s self reference system. As for Habermas, assuming there is the possibility of rationality support the right of where transconstitutional Habermas indicates how the rights to Medium to reduce the tension between factcity and validity. Jacques Derrida's theory of the concept of Gewalt transported to the transconstitucionalismo transconstitucionalismo and would be capable of achieving justice. Finally, coming out of the structural transconstitucionalismo, we will consider a possible way of learning and adaptation between the courts transconstitucionais / A presente dissertação parte da premissa que o conflito entre direito positivo e direito natural e toda a construção histórica que ambas as racionalidades obtiveram não é suficiente para descrever o advento do fenômeno do transconstitucionalismo. Diversas outras elaborações jurídicas como a Critical Legal Studies, a Law and Economics ou a ênfase em uma teoria da linguagem possuem também limites dentro da própria teoria as impede de descrever, de modo satisfatório, a emergência dos problemas transconstitucionais. O trabalho parte de três distintas teorias com o intuito de oferecer um suporte para uma construção de uma teoria geral do transconstitucionalismo ou, pelo menos, orientar os teóricos do direito, os constitucionalistas, os internacionalistas e os cientistas políticos a readequarem a racionalidade com que os conflitos constitucionais entre ordens jurídicas distintas ou como legitimar racionalmente a referência em uma decisão jurídica de uma corte em determinada ordem jurídica faz a outra ordem jurídica. O três modelos explorados serão os seguintes: a teoria da ação comunicativa de Jürgen Habermas; o desconstrutivismos de Jacques Derrida; e, a autorreferência da Teoria dos Sistemas de Niklas Luhmann. Quanto a Habermas, partimos da hipótese se haveria a possibilidade de fundamentar racionalmente o direito nos casos transconstitucionais da forma como Habermas indica o direito como Medium para diminui a tensão entre a validade e a facticidade. Da teoria de Jacques Derrida transportamos o conceito de Gewalt para o transconstitucionalismo e se o transconstitucionalismo seria passível de realizar a justiça. Quanto a Niklas Luhmann, enfrentaremos os problemas dos diversos níveis de Constituição que emergem na sociedade mundial e de como o transconstitucionalismo pode se autofundamentar constitucionalmente a partir da multiplicidade de níveis invioláveis. Por fim, saindo do plano estrutural do transconstitucionalismo, analisaremos uma possível maneira de adequação e aprendizagem entre as cortes transconstitucionais

The first concerns the legitimacy and the second the deontic paradoxes. The first of these, however, is not the main concern of this paper, we assume, alongside Castañeda the thesis that there are logical relationships, not only between propositions, but also among imperatives and norms. Thus, the main focus of this paper will be to investigate deontic paradoxes, and in particular, the Castañeda‟s solution. This solution involves a distinction between propositions and practitions as well as between imperatives and norms. We also show the advantage of this solution compared to other solution named scope deontic operator. Finally, we analyze Lou Goble‟s criticism to Castañeda‟s solution and objections to this criticism. / Há duas questões acerca da lógica deôntica que aparecem com frequência na literatura sobre o tema. A primeira diz respeito à sua legitimidade e a segunda aos paradoxos deônticos. A primeira destas, entretanto, não é a principal preocupação deste trabalho: assumiremos, ao lado de Castañeda, a tese que há relações lógicas, não somente entre proposições, mas também entre imperativos e entre normas. Assim, o foco principal deste texto consistirá em investigar o problema dos paradoxos deônticos e, em particular, a proposta de solução de Castañeda aos mesmos. Tal solução envolve a distinção entre proposições e practições, bem como entre imperativos e normas. Também mostraremos a vantagem desta solução em relação às outras, denominadas de soluções de escopo do operador deôntico. E, por fim, analisaremos a crítica de Lou Goble à solução de Castañeda e objeções a esta crítica.

Práticas sócio-materiais de gestores : investigando os paradoxos de uso da tecnologia móvel em uma instituição de ensino superior

Diante das possibilidades que são oferecidas pelas tecnologias móveis, das intenções de uso que os indivíduos idealizam nas mesmas, e das realidades organizacionais peculiares, no momento das práticas e experiências de uso, podem surgir conflitos entre usuário e tecnologia. Ou seja, ao mesmo tempo em que a evolução das tecnologias traz o progresso elas criam paradoxos sociais que desafiam as pessoas nas esferas pessoal e social. Esta tese busca responder ao seguinte problema de pesquisa: Como os paradoxos de uso da tecnologia móvel se manifestam nas práticas sócio-materiais dos gestores de uma Instituição de Ensino Superior? Como objetivos específicos busca-se: a) Identificar o perfil de uso de tecnologia móvel dos gestores; b) Investigar os diferentes contextos móveis criados pelos usuários de tecnologia móvel advindos das práticas sócio-materiais de uso; c) Descrever as manifestações dos paradoxos de uso da tecnologia móvel vivenciadas pelos usuários; d) Identificar as estratégias criadas pelos usuários para gerenciar os paradoxos de uso da tecnologia móvel. Por meio de uma pesquisa qualitativa realizou-se um estudo de caso na Universidade Federal do Pampa (UNIPAMPA), uma Instituição de Ensino Superior (IES). Foram realizadas 28 entrevistas em duas etapas com 19 gestores, Diretores e Coordenadores Acadêmicos, da Instituição. Complementou-se a coleta de dados com observações diretas realizadas em reunião dos gestores. Foi possível identificar na Unipampa uma cultura de uso da tecnologia móvel, mais especificamente com relação ao notebook, parecendo haver uma regra implícita de que este deve ser carregado para todas as reuniões de trabalho, principalmente para aquelas que envolvem o deslocamento de uma cidade para outra. Aliado a isto, verifica-se um intenso uso do e-mail, indicando que a Unipampa é uma organização “dirigida” pelo e-mail. Os relatos indicam que o ritmo do trabalho se dá pelo fluxo de e-mails trocados entre as equipes, em que a condução dos tempos das demandas, acaba por vezes sobrecarregando os gestores. Os variados contextos móveis que emergiram neste estudo revelam que os gestores criam e recriam estes contextos de acordo com seus ritmos e preferências, os quais vão guiar as práticas de uso da tecnologia móvel. Os contextos móveis criados pelos gestores evidenciam que aqueles acontecem, principalmente, em função da intenção do usuário em “encurtar” ou “alongar” o tempo, dado o envolvimento do usuário nas tarefas. Constatou-se que grande parte dos paradoxos são sentidos independentemente do uso da tecnologia móvel ser o notebook ou o smartphone, mas sim em função do e-mail. Este passa a ser então o determinante para a formação de contextos móveis a partir das diferentes práticas sóciomateriais de uso, revelando assim que, os paradoxos não são somente característicos da tecnologia móvel em si, mas sim da ferramenta de comunicação e-mail. A maioria das estratégias busca lidar com o paradoxo Liberdade X Escravidão, em que o conflito entre estar livre, porém, sempre disponível e conectável para as pessoas parece ser o mais combatido. Este conflito é gerenciado por meio de estratégias de resistência como distanciamento, ignorar, suspensão, negligência, ou refutar a tecnologia móvel. / Given the possibilities that are offered by mobile technologies, the intentions of individuals who use the same idealize, and organizational realities at the time of the practices and experiences of use, conflicts may arise between users and technology. That is, while the evolution of technology brings progress they create social paradoxes that challenge people in personal and social spheres. This thesis aims to answer the following research problem: How the paradoxical use of mobile technology is manifested in the sociomaterial practices of managers in a Higher Education Institution? Specific objectives aims to: a) identify the usage profile of mobile technology managers; b) Investigate the different mobile contexts created by users of mobile technology arising from sociomaterial practices of use; c) Describe the manifestations paradoxes of the use of mobile technology experienced by users; d) Identify the strategies created by users to manage the paradoxes of use of mobile technology. Using a qualitative study we performed a case study at the Federal University of Pampa (UNIPAMPA), a Higher Education Institution (HEI). Twenty eight interviews were conducted in two stages with 19 managers, Directors and Academic Coordinators, of the Institution. We complemented the collection of data with direct observations made at a meeting of managers. It was possible to identify a mobile technology use culture in the Unipampa, specifically to notebook, there seems to be an unwritten rule that it must be loaded for all meetings, especially for those involving the displacement from one city to another. Also, there is an intensive use of e-mail, indicating that Unipampa an organization is “directed” by e-mail. Reports indicate that the pace of work is given by the flow of e-mails exchanged between the teams, in which the driving demands of the times, just sometimes overloading managers. The various mobile contexts that emerged in this study reveal that managers create and recreate these settings according to your preferences and rhythms, which will guide the practices of use of mobile technology. The mobile contexts created by managers show that those happen, mainly as a function of user intent to “shorten” or “lengthen” the time given user involvement in tasks. It was found that most of the paradoxes are felt regardless of the use of mobile technology to be the notebook or smartphone, but according to the email. This then becomes the determining factor for the formation of mobile contexts from different sociomaterial practices of use, thus revealing that the paradoxes are not only characteristic of mobile technology itself but the communication tool email. Most search strategies to deal with the paradox Freedom X Slavement in the conflict between being free, however, always available and connectable to the people seems to be the most fought. This conflict is managed through strategies of resistance as distance, ignore, suspension, neglect, or refute mobile technology.

Background: Responding to fast technological and environmental changes brings about challenges and paradoxes for companies that should be resolved in order to survive long-term and to achieve a sustainable competitive advantage. Ambidexterity is considered a solution to organizational paradoxes. Aim: The purpose of this research is to explore how firms can achieve ambidexterity to handle organizational paradoxes in different market conditions using their dynamic capabilities. Definitions: Ambidexterity: The ability of organizations to handle adaptability and alignment, exploration and exploitation at the same time Dynamic capabilities: The firm’s ability to integrate, build and reconfigure internal and external competencies to address rapidly changing environments Exploration: Activities such as innovation, discovering new opportunities, variation Exploitation: Activities that concern efficiency, implementation and execution Results: There are possible options that companies can follow to achieveambidexterity. These sets of options are distinguished as external vs.internal, sequential vs. parallel, structural vs. contextual and the role ofsenior management behaviour. Depending on market dynamism andenvironmental conditions, a different set of options could be suitable fordifferent companies. In addition, companies can enhance the likelihoodof achieving ambidexterity using their dynamic capabilities.

This dissertation discusses the transfer of practical knowledge as seen in the practises of conservatory teachers at the Royal College of Music in Stockholm. It is based on material from three series of dialogue seminars conducted with teachers and students. The aim of the dialogue seminar is to bring a practitioner’s personal style of relating to a profession into a form which makes it possible for the practitioner and others to reflect upon. Using the participants’ texts and the seminar protocols as a starting point the dissertation develops some of the themes which emerged. It is divided into three parts: The first discusses conservatory teachers’ relationship to language. Examples include the teachers’ use of indirect ways to »work around« a problem rather than addressing it directly, the use of metaphors and figures of speech, and the fields of disagreement that surround certain central concepts. These disagreements exist within a »thought-style« shared by practitioners of a profession. The second part develops some of the paradoxes inevitably encountered in practical music making and musical education. Examples include planning-spontaniety, simplicity-complexity, reflection-action, clarity-truth, breadth-depth. It is argued that the way in which practitioners’ handle and relate to such »paradoxical fields« constitute an essential part of mature professional skills. The third part discusses the nature of practical knowledge, especially its relationship to the rules that can be established to help transmit such knowledge. The wittgensteinian image of basic rules, which are followed in a way that can not be described in rules, is contrasted by an image in which the learner gains access to patterns of action which are handled on the basis of the percieved meaning of the actions. / QC 20100923

Representing the Library

Approaching the idea of the library as a polyvocal, self-contradictory and even paradoxical dream, this thesis examines five select texts to examine how this dream emerges across vastly different representations in fiction. Discussed texts include Jorge Luis Borges’ “The Library of Babel” and “The Book of Sand,” Michael Ondaatje’s The English Patient, Ian McEwan’s Atonement, and Thomas Wharton’s Salamander. Special attention is given to the archetypal opposition between daytime’s clarity and night’s disorder, as well as to Alberto Manguel’s two hypothesized library foundational myths, the Tower of Babel and the Library of Alexandria. Although it attempts to remain conscious of social realities surrounding and producing historical libraries, this thesis is primarily concerned with the textual irruption of libraries in fictional narratives, and while its argument articulates the problematic dimension of libraries, it also endeavours to show how libraries are healthy, necessary, and even inevitable human creations. / A survey of library representations in select literary texts.

Docência universitária na era da imprevisibilidade : dilemas e possibilidades

O estudo teve como objetivo desvelar dilemas e possibilidades com que o docente universitário se defronta, revelando os paradoxos da sociedade do conhecimento. A abordagem metodológica constitui um estudo de caso qualitativo. A entrevista semiestruturada foi o instrumento utilizado, juntamente com as evidências dos documentos analisados. Os participantes do estudo são nove docentes com mestrado e/ou doutorado e com mais de dez anos de serviço, na ULBRA, Campus Cachoeira do Sul, escolhidos intencionalmente, pelos critérios de titulação e tempo de serviço no magistério superior. Os professores atuam nos Cursos de Administração, Biologia, Direito, Educação Física, Letras, Matemática, Odontologia, Pedagogia e Psicologia. Foram definidas como categorias referentes: sociedade do conhecimento, universidade e docência universitária, configurando o objeto de investigação e cinco categorias conceituais: paradoxos, compromissos e desafios, gestão da sala de aula, dilemas e possibilidades. Autores como Bauman, Chauí, Hargreaves, Morosini, Santos e Zabalza fundamentam o estudo. A construção teórica dos autores geram junto com os depoimentos dos docentes a confirmação da proposição de tese de que os dilemas e as possibilidades com que o professor se defronta na docência universitária são produzidos pelas contradições da sociedade do conhecimento, expressos nos paradoxos gestados pelo contexto político e social que interferem na dimensão profissional, pessoal e administrativa nos docentes universitários. Todavia inserem novas dimensões aos dilemas e possibilidades da docência, influenciando sua configuração: o modelo de universidade, a formação acadêmica, a área de conhecimento de origem do docente, a constituição e participação em redes. / This research intends to show the dilemmas and possibilities that the university teachers deal with, revealing the paradoxes of the knowledge society. As for the methodology, a qualitative case study was used as well as a semi structured interview and the evidences of the documents analyzed were the instruments for this study. The subjects were nine university teachers with master degree or and PhD with more than ten years of experience in teaching at ULBRA - Campus Cachoeira do Sul. They were chosen deliberately according to their curriculum and years of university teaching. The teachers work at the following courses: Business Administration, Biology, Law, Physical Education, Languages, Math, Odontology, Pedagogy and Psychology. The reference categories were: knowledge society, university, university teaching which constitute the objective of the investigation. Five conceptual categories were chosen: paradox, commitment and challenge, classroom management, dilemmas and possibilities. Authors such as Bauman, Chauí, Hargreaves, Morosini, Santos and, Zabalza were the references of this study. The theories proposed by the authors together with the subjects' testimonies confirm the thesis that the dilemmas and possibilities which the teachers confront in university teaching are produced by the contradictions of the knowledge society expressed in the paradoxes formed by the social-political context which interfere in the professional, social and administrative dimension of the respective teachers. However they insert new dimensions to the dilemmas and means of the teaching, affecting its configuration: the kind of university, the academic formation, the background of the teacher, the constitution and participation in networks.

Os variados contextos móveis que emergiram neste estudo revelam que os gestores criam e recriam estes contextos de acordo com seus ritmos e preferências, os quais vão guiar as práticas de uso da tecnologia móvel. Os contextos móveis criados pelos gestores evidenciam que aqueles acontecem, principalmente, em função da intenção do usuário em “encurtar” ou “alongar” o tempo, dado o envolvimento do usuário nas tarefas. Constatou-se que grande parte dos paradoxos são sentidos independentemente do uso da tecnologia móvel ser o notebook ou o smartphone, mas sim em função do e-mail. Este passa a ser então o determinante para a formação de contextos móveis a partir das diferentes práticas sóciomateriais de uso, revelando assim que, os paradoxos não são somente característicos da tecnologia móvel em si, mas sim da ferramenta de comunicação e-mail. A maioria das estratégias busca lidar com o paradoxo Liberdade X Escravidão, em que o conflito entre estar livre, porém, sempre disponível e conectável para as pessoas parece ser o mais combatido. Este conflito é gerenciado por meio de estratégias de resistência como distanciamento, ignorar, suspensão, negligência, ou refutar a tecnologia móvel. / Given the possibilities that are offered by mobile technologies, the intentions of individuals who use the same idealize, and organizational realities at the time of the practices and experiences of use, conflicts may arise between users and technology. That is, while the evolution of technology brings progress they create social paradoxes that challenge people in personal and social spheres. This thesis aims to answer the following research problem: How the paradoxical use of mobile technology is manifested in the sociomaterial practices of managers in a Higher Education Institution? Specific objectives aims to: a) identify the usage profile of mobile technology managers; b) Investigate the different mobile contexts created by users of mobile technology arising from sociomaterial practices of use; c) Describe the manifestations paradoxes of the use of mobile technology experienced by users; d) Identify the strategies created by users to manage the paradoxes of use of mobile technology. Using a qualitative study we performed a case study at the Federal University of Pampa (UNIPAMPA), a Higher Education Institution (HEI). Twenty eight interviews were conducted in two stages with 19 managers, Directors and Academic Coordinators, of the Institution. We complemented the collection of data with direct observations made at a meeting of managers. It was possible to identify a mobile technology use culture in the Unipampa, specifically to notebook, there seems to be an unwritten rule that it must be loaded for all meetings, especially for those involving the displacement from one city to another. Also, there is an intensive use of e-mail, indicating that Unipampa an organization is “directed” by e-mail. Reports indicate that the pace of work is given by the flow of e-mails exchanged between the teams, in which the driving demands of the times, just sometimes overloading managers. The various mobile contexts that emerged in this study reveal that managers create and recreate these settings according to your preferences and rhythms, which will guide the practices of use of mobile technology. The mobile contexts created by managers show that those happen, mainly as a function of user intent to “shorten” or “lengthen” the time given user involvement in tasks. It was found that most of the paradoxes are felt regardless of the use of mobile technology to be the notebook or smartphone, but according to the email. This then becomes the determining factor for the formation of mobile contexts from different sociomaterial practices of use, thus revealing that the paradoxes are not only characteristic of mobile technology itself but the communication tool email.
