Transformational leadership at a higher education institution

Van Niekerk, Magdalena Maria 30 November 2005 (has links)
This study investigates transformational leadership at a higher education institution. The systems paradigm serves as the point of departure, while the construct `leadership', which forms the driving force of change in the organisation, and the concept `transformational leadership', are integrated to yield a mechanism for the optimal positioning of the organisation in the ambit of transformation. The results indicate that the leadership style at the higher institution in question is transformational in nature. From the literature review it became evident that although it is possible for transformational leaders to fail in the transformational strategy, the transformational leader may exhibit the most `ideal' leadership style for the higher education institution engaged in a turnaround strategy. Based on the results of the study, additional proposals are made regarding further study in the area of transformational leadership as well as possible decisions regarding human resource management for the higher education institution in question. / Industrial and Organisational Psychology / M.A. (Industrial and Organisational Psychology)

Strategising to effect change during a strategic change initiative: middle manager perspective in a South African higher education institution

Van Niekerk, Kirstin 03 1900 (has links)
Problem statement – The strategic roles and responsibilities of professional middle managers (at a South African university) are not aligned with the accountability and authority required while strategising to effect strategic change. Through an in-depth exploration of practitioners, their practices, behaviour, cognition and emotions during strategising, insights in the development of practical wisdom was gained. Purpose – The purpose of the empirical research study was to investigate how professional middle managers strategise to effect change during strategic change. The study context was a South African higher education institution undergoing internal organisational change. Four main research themes were explored with particular reference to the professional middle manager as a strategic practitioner, namely one who DOES, THINKS, FEELS and REFLECTS. Design, methodology and approach – An explorative and interpretive study was conducted utilising a single case and qualitative research methodology. An interpretative phenomenological analysis (IPA) was conducted, which aimed to explore the rich experiences of the participants and the way they make sense of their personal journeys during the strategic change initiative. Strategy as practice theory was selected as the theoretical foundation for the study. In-depth, semi-structured interviews were conducted, and participants provided self-reflection assessments contributing to a unique data gathering method. Findings – The results suggested the professional middle managers make use of holistic and comprehensive practices to effect change as they strategise during strategic change. Five formal strategic roles were confirmed relevant as enacted by the professional middle managers, i.e. implementing strategies, interpreting and communicating information, facilitating adaptability, downward supporting and upward influencing. In addition, six distinctive practices were identified, namely adapting, effecting change, collaborating, mobilising, peacekeeping and overseeing. v Research limitations and implications – The results of the study cannot be generalised due to the single case methodology; however, key learnings and insights can be utilised. Practical implications – It is recommended that the middle managers’ key performance indicators be aligned with the required accountability and authority required to fulfil their strategic roles while effecting change. In addition, the development of tailor-made training programmes as well as coaching and mentoring is advocated in order to transition adequately into a middle management role. / Graduate School of Business Leadership / D.B.L.

The influence of person-environment fit, person-organisation fit and person-job fit on career satisfaction and intention to leave among university academics

Sebolaoa, Refiloe Engelina January 2020 (has links)
M. Tech. (Department of Human Resource Management, Faculty of Management Sciences), Vaal University of Technology. / The face of South African (SA) universities’ academic environment has changed over the past decade, primarily propelled by transformation issues, new policies and practices, which also required academics to have certain skills and attributes. Recruiting and retaining key academics in the public higher education (HE) are not once-off events; they are ongoing processes that involve analysing the needs, culture and practices of the organisation and identifying individuals whose skills and personalities better meet those organisational needs. Given the rapid restructuring and transformation of SA public HE, recruiting and retaining of essential talent has been a huge challenge experienced by higher education institutions (HEIs). Research relating to how HEIs could better attract and retain key talent has, however, been scarce; as such, this study aims to fill the existing gap in the literature. Against this background, this study aimed at exploring the influence of person-environment fit (PEF), person-organisation fit (POF) and person-job fit (PJF) on career satisfaction (CS) and the influence of CS on intention to leave (ITL) among university academics. Embedded within a positivist paradigm, the study followed a quantitative research approach. A structured questionnaire was used to measure study constructs. In addition to the soliciting information on the demographic variables, respondents were requested to complete five different measuring scales, namely the general environment fit scale (GEFS), organisational culture profile (OCP), the knowledge, skills and ability profile (KSAP), the career satisfaction scale (CSS) and the intention to leave scale (ITLS). A total of 550 questionnaires were distributed to the identified sample of university academics and from that distribution only 202 questionnaires were used for data analysis. Descriptive statistics techniques as well as correlation and regression analysis were used to evaluate academics’ perceptions and relationships between study constructs. Findings revealed the existence of strong positive associations between the three fit constructs and CS and a negative association between CS and ITL. The findings also propose that the HEI could use fit dimensions to increase the level of academics’ CS and reduce their proclivity to leave the HEI. Academics’ CS can be enhanced by the implementation of a career advancement policy that will ensure that academics are provided with fair and equal training and development opportunities and are promoted based on their individual performances. To constantly reduce the propensity to leave the institution, the HEI could continuously satisfy career goals of academics through the provision of career progression opportunities.

Pampel, Heinz 11 June 2021 (has links)
This thesis investigates the role of research institutions in Germany in transforming scholarly publishing from subscription to Open Access in the field of scientific journals. Open Access transformation aims to overcome the traditional subscription model to further innovative methods of digital scholarly communication. The study examines the options open to higher education institutions and research performing organizations for shaping the Open Access transformation. The thesis presents a description of these options in the areas of strategy and communication, services and infrastructures, business relations with publishers and cooperation. Then, the implementation of these options in practice was analyzed. For this purpose, a survey was conducted among 701 academic institutions in Germany. The response rate of 403 responding institutions (57.49%) can be considered very positive. This survey, which is probably the most comprehensive on the subject to date, shows that higher education institutions and research performing organizations in Germany have so far implement-ed only a few options for promoting Open Access. While the distribution of Open Access repositories is positive, the handling of Open Access publication charges and the associated monitoring of publication costs are still at the beginning. The results of the survey indicate a high need for action. The presented quantitative survey closes the gap of missing data on Open Access in Germany. Based on this new dataset, the study formulates recommendations for further engagement with the Open Access transformation at research institutions in Germany. One focus is on activities that arise in the area of academic libraries.

Through field research and institutional evaluation, we sought to compare the results obtained in an evaluation process in the academic community and local, interpreting the reality of small IES-private, located in the interior of Goiás, FAIT (Alliance School), there are 07 (seven) years operates in the field of higher education, as PMIES, with an approximate capacity of 300 students enrolled. This paper compares the standards and guidelines of the National Assessment of Higher Education Institutions System - SINAES / CONAES, from the data collected and analysis by research conducted by ABMES, between the years 2013-2014, and by analysis of research authors like Ristoff and Sobrinho. The analysis began with the lifting of qualitative comparative profile, matching the CPA's (committee for assessment) internal and external of the same HEI (2013), as well as bibliographic data and documentaries, which provided the mapping references and the reality of small private institution in the city of Itaberaí. Then made up his own field research HEIs (Higher Education Institutions) in 2014, through a detailed, organized that provided the search suggestions, projects as alternative to improve the competitiveness of private small IES and midsize, research object. And, based on field research, completed the CPA (internal) in March and April 2013, analyzed the reality of small HEIs (Higher Education Institutions) and the observation of its influence in the IDH (Índice de Desenvolvimento Humano) (Index Human Development) site. The field research addressed together: the questionnaire, application of complementary interviews by CATI methodology (by telephone) and individually, the representatives of the local community, students and alumni of FAIT (Alliance College); already Institutional Evaluation was carried out by the online system through Web Survey, students and employees FAIT (Alliance College). At first, we tried to understand the reality and the assessment of the scenario of Brazilian higher education in relation to research and the actual phase is the establishment of the small college, in the city and region, higher education institution located in the Central region west Goiano. The results achieved in small IES-FAIT, when comparing to research presented by ABMEIS (2013) suggest greater care and support the permanence of small private HEIs in the municipalities, which are installed in view of the importance of these in the IDH (Índice de Desenvolvimento Humano) (Index Human development), despite the financial difficulties they face. For it is clear the influence of PMIES (Small and Medium Higher Education Institution) to local and regional development, with a tendency to increase per capita income and economic of each region, where they are installed.
