Organizational structure in family business management styles and employees satisfaction. / Estrutura organizacional na empresa familiar estilos gerenciais e satisfação dos funcionários

Nowadays, world ambient discussion constitutes an important subject, which also includes Brazil, an organizations importance, especially the company that aims at profit, for economic, social and individual development. At the same time the form of expectations, the companies find themselves in competitive scenery, that is, a combined economic evolution in an open market, that resulted in new companies, international competitors entering the local market and improving products and services that already exist for focalizing quality and low cost. This scenery determines that the organizations should be alert in its organizational structure, especially in its reference an existing relation a between high administrative conception and its perspectives of managerial and other employees, because this can reflect in their market and clients. The aim of this thesis is to identify the organizational structure in a family business, or that is, managed and run by its owners. It also scopes on knowing the relevant structural factors facing the scenery mentioned before, as we realize de main characteristics of managers in a family organizations and influenced by a structural model used and management style in relation to the employees satisfaction. For this reason a typical family company was selected, managed and run by its owners, in the case, husband and wife, that work in services sector of international commerce which has its influence and administration, even though its head-office is situate in the city of São José dos Campos São Paulo Brazil -, and represents in the Brazilian and world economy, through its branches, risk partners and representatives. Such aspect meant using a research method collecting information from its owners, managers and employees co-localized in all its branches. / Atualmente constitui-se tema de significante discussão em âmbito mundial, e não menos diferente no Brasil, a importância das organizações, especialmente as empresas destinadas a produzir lucratividade, para o desenvolvimento econômico, social e do indivíduo. De forma concomitante às expectativas declinadas anteriormente, as empresas se encontram em meio a um cenário referendado por características muito particulares de competitividade, ou seja, a evolução econômica combinada com a abertura de mercados, culminou com a criação de novas empresas, entrada de concorrentes internacionais no mercado local e aprimoramento dos produtos e serviços já existentes para um enfoque que exige qualidade e baixo custo. Este cenário determina que as organizações estejam atentas à sua estrutura organizacional, especialmente no que tange a relação existente entre as concepções da alta administração e as perspectivas do corpo gerencial e dos demais funcionários, vez que isto poderá produzir reflexos em seu mercado e clientes. Este trabalho tem como objetivo identificar a estrutura de organização de uma empresa familiar, ou seja, uma empresa administrada e gerida por seus proprietários. Também tem como escopo apreender os fatores relevantes da estrutura frente ao cenário anteriormente descrito, assim como perceber as principais características dos gerentes da organização familiar e a influência do modelo estrutural adotado e do perfil gerencial em face da satisfação do corpo operacional, isto é, dos funcionários. Para tanto, foi selecionada uma empresa tipicamente familiar, administrada e gerida por seus proprietários, in casu, marido e mulher, que atua no setor de prestação de serviços de comércio exterior e cuja zona de influência e atendimento, muito embora sua matriz esteja localizada na cidade de São José dos Campos - SP, perfaça localidades mais representativas da economia brasileira e mundial, por intermédio de suas filiais, parceiros de risco e representantes. Tal aspecto significou, para a metodologia de pesquisa empregada, a coleta de dados perante gerentes e funcionários co-localizados em todas as unidades da empresa selecionada.

A number of partial restructuring measures are offered to optimize business operation to improve its efficiency and performance. The structure inside the company is one of the most important tools for managing its performance and its correct definition, and a proper and meaningful distribution can play a key role in the competitive environment. In many cases, the requirement for optimization of operation will arise from the requirements of facility management, and therefore restructuring measures relating to organizational changes should be implemented with respect to the principles of facility management or should be based on its optimization. This thesis presents the impact of restructuring measures by centralizing of divisions on optimizing its operation with respect to the facility management. The aim of the dissertation is to evaluate the organizational change in the company with several divisions, taking into account the principles of facility management. The result of this thesis are the methodical recommendations during the establishment and evaluation of the division´s centralization in the company. It is based on the findings from the literature review and the real change in the building company.

Knowledge Sharing in the Internal Audit Department

Aim: This study aims to investigate the factors that affect the practices of effective knowledge sharing in the Middle East region. Method: The research paper is based on a single case study about the internal audit department in a commercial Lebanese bank. Qualitative research methods have been applied which included semi-structured interviews. Results & Conclusion: The research results suggest that organizational, individual and IT are the factors affecting knowledge sharing practices at the bank. However, one of the main issues is related to the national cultural and more specifically to how power distance, individualism, and masculinity are spread throughout the IA department and proving a moderating effect towards organizational, individual and IT factors. This research paper shows that power distance is one of the main contributing factors concerning knowledge sharing. Barriers such as trust, lack of reward system, and centralized organizational structure and lack of information technology infrastructure are regarded as problems in knowledge sharing. However, the empirical results show that the principal issue lies in the power distance. Suggestions for future researches: Suggestions for further researches would be to get the perspectives from an internal audit department at another organization in the Middle East that is following a decentralized organizational structure, having advanced IT infrastructures, along with reward system, in order to compare it with the results given in this study. Furthermore, it would be interesting to make observations at the organization in order to deeply understand how knowledge is being shared at the field. Contribution of the study: This study shows that organizations that are identified with centralized organizational structure, lack of trust, lack of IT support and special rewards system entail different issues with individuals’ knowledge sharing practices. Besides, this research paper provides the organization with insights into what thoughts its employees have when it comes to knowledge sharing. Furthermore, this provides the literature about knowledge sharing in the Middle East with a new model showing the impact of national culture over the factors that affect knowledge sharing practices in the Middle East.

NPD processes in fast growing companies : A case study exploring the implications of organizational structure, communication and culture.

This study examines how the organizational structure affects New Product Development (NPD) in mature companies that enter a fast-growing phase. A case study with interviews and a workshop was conducted in a company in south of Sweden in addition to studying the current literature. This company is currently experiencing fast growth and is therefore facing new challenges. The fast growth in the recent years has affected the NPD processes, organizational structure, culture, and communication according to its employees. The literature argues that there must be a balance between the NPD and organizational structure to ensure performance. Each organization must have a structure that complements the NPD processes to maintain high performance.   Furthermore, communication affects NPD projects' performance, and for organizations experiencing fast growth, communication has an even more significant effect on performance. Mature organizations tend to hold on to existing organizational structures and processes, which can become troublesome when entering a fast-growing phase, as fast-growing companies need to invest in the future. As the research is lacking regarding fast-growing companies, this in-depth study explores the correlation between NPD, organizational structure, communication and culture for fast-growing companies. This case study found that the internal culture positively impacts innovation, along with the need to modify the organizational structure and NPD processes as it grows, and when growing fast, communication plays a vital role. In conclusion, we can see an interconnection between organizational structure, culture, and communication, for facilitating NPD performance, where communication is the red thread that facilitates or hinders, depending on its quality.

Konsten att hantera en föränderlig bransch: internkommunikationens roll vid omorganisering inom ett företag i mediebranschen

Denna studie har haft för avsikt att undersöka internkommunikationens roll i förhållande till organisationskulturen vid omorganiseringar, på ett medieföretag som befinner sig i kontinuerliga förändringsprocesser. Genom kvalitativa intervjuer med personer inom olika yrkesbefattningar har vi fått insikt i personernas arbetsrelaterade livsvärld och därmed erhållit förståelse för internkommunikationens kännetecknande drag samt organisationskulturen inom företaget. Studiens resultat visade att de anställda var nöjda med kommunikationen vid tillkännagivandet av omorganiseringar. Uppföljningen visade sig enligt medarbetarna vara bristande eftersom internkommunikationen användes relativt linjärt. Det blev också synligt att de ständiga omorganiseringarna påverkar företagets kultur och att strukturen bidrar till utmaningar gällande ömsesidig dialog mellan de olika yrkesbefattningarna. / This study was intended to investigate which role internal communication has in relation to the organizational culture during organizational change in a media company characterized by continuous change. Qualitative interviews with respondents at different working positions enabled insight in the interviewees’ experiences which created an understanding for the internal communication and the culture within the organization. The results showed that the employees were satisfied with the communication during the announcement of the organizational change. In contrast to this, the follow-up procedure was found to be inadequate since the internal communication was used relatively linear. Furthermore, the study indicated that the persisting changes affect the organizational culture. In addition to this, the structure of the company can prevent dialogue between different working positions.

Inom revisionsbranschen har attraktionskraften till yrket minskat och antalet revisorer har gradvis blivit färre den senaste tiden. Revisorer har dock en lika viktig funktion i samhället idag och förväntas även ha det i framtiden. Enligt forskning är personalomsättningen inom revisionsbranschen hög, men den har främst fokuserat på de större revisionsföretagen. Det finns fyra stora revisionsföretag som idag har marknadskoncentration, men det finns även många andra revisionsföretag utöver det som också fyller en viktig funktion på marknaden. Denna studie fokuserar på medelstora revisionsföretag och ämnar att addera kunskap till tidigare forskning samt lyfta hur dessa problem hanteras i medelstora revisionsföretag. Syftet med studien är att skapa kunskap kring hur medelstora revisionsföretag arbetar med attraktionskraft och personalomsättning. Därav genomfördes en kvalitativ studie baserad på fem semistrukturerade intervjuer med personer som har högre befattningar på medelstora revisionsföretag i Sverige. Det insamlade datamaterialet analyserades därefter genom en tematisk analys. Ur studien framgår det att de medelstora revisionsföretagen inte upplever lika hög personalomsättning som den övriga branschen, men att attraktionskraften är ett större problem. Det har skett ett skifte och den yngre generationen attraheras inte av traditionella karriärvägen inom revision, utan prioriterar annorlunda och värderar privatlivet högre än förut. Den höga arbetsbelastningen under högsäsong är ett gemensamt problem inom revisionsbranschen där de medelstora revisionsföretagen i studien ständigt uppfattas arbeta med att hitta hållbara lösningar på detta. Studien indikerar även att de traditionella byråkratiska och hierarkiska organisationsstrukturerna inte är lika framträdande i medelstora revisionsföretag. Det framgår i studien att desto mer hierarkiskt ett företag verkar desto högre personalomsättning. Av studien uppfattas de medelstora revisionsföretagen ha hittat sitt eget sätt att organisera företagen samt agera på  personalomsättningen och därmed bibehålla en lägre personalomsättning än revisionsbranschen i stort. / Abstract Title: The attractiveness of audit firms: Are medium-sized audit firms going their own way? In the audit industry, the attractiveness of the profession has declined and the number of auditors has gradually decreased recently. However, auditors play an equally important role in society today and are expected to do so in the future. According to research, staff turnover in the audit industry is high, but it has mainly focused on the larger audit firms. There are four large audit firms that currently have market concentration, but there are also many other audit firms in addition to them that also fulfill an important function in the market. This study focuses on medium-sized audit firms and aims to add knowledge to previous research and highlight how these problems are handled in medium-sized audit firms. The purpose of the study is to create knowledge about how medium-sized audit firms work with attractiveness and staff turnover. Therefore, a qualitative study was conducted based on five semi-structured interviews with people who had senior positions in medium-sized audit firms in Sweden. The collected data material was then analyzed through a thematic analysis. The study shows that medium-sized audit firms do not experience as high staff turnover as the rest of the industry, but that attractiveness is a bigger problem. There has been a shift and the younger generation is not attracted to the traditional career path in audit, but prioritizes differently and values personal life more than before. The high workload during peak season is a common problem in the audit industry, and the medium-sized audit firms in the study are perceived to be constantly working to find sustainable solutions to this. The study also indicates that the traditional bureaucratic and hierarchical organizational structures are not as prominent in medium-sized audit firms. The study shows that the more hierarchical a firm appears to be, the higher the staff turnover. The study suggests that medium-sized audit firms have found their own way of organizing their firms and responding to staff turnover, thus maintaining a lower staff turnover than the audit industry as a whole.

I dagens samhälle sker det snabba förändringar som ställer krav på att förbättringsarbetet drivs framåt. Organisationer med en stark organisationsstruktur har goda värderingar med en tydlig kommunikation där kvalitetsledning tillämpas. Organisationer som arbetar framgångsrikt med kvalité, verksamhetsutveckling och ständiga förbättringar har vanligtvis en stark förbättringskultur. För en lyckad förbättringskultur är det viktigt med ett gott ledarskap och ett gott medarbetarskap. Det förekommer ytterst lite forskning gällande sambandet mellan sociala medier och kvalitetsledning. Eftersom sociala medier som forskningsmetod är användbart inom flertal ämnesområden utforskar studien om det kan appliceras inom kvalitetsledning. Syftet med studien är att belysa upplevelsen av hur organisationsstruktur påverkar förbättringskultur ur ett ledarskap och medarbetarskap perspektiv via sociala medier. En kvalitativ enkätundersökning genomfördes via sociala medier med en kvalitativ innehållsanalys av data. Resultatet visade på temat förutsättningar för kvalitetsutveckling, vilket innefattar kategorierna förbättringskultur och organisationsstruktur. Studien visade att ett samband mellan organisationsstruktur och förbättringskultur kunde påvisas genom att belysa respondenternas upplevelser via sociala medier. Studien visade även att organisationsstruktur och förbättringskultur är två aspekter som påverkar och är beroende av varandra för att kunna skapa förutsättningar för kvalitetsutveckling. / In today's society fast changes demand adequate quality improvement. A good organizational structure facilitates good values, clear communication as well as apply quality management. Organizations that work successfully with quality improvement, organization development and continuous improvement tend to have a strong improvement culture. Good leadership and employeeship is required for a successful improvement culture. Social media is used as a research method in several fields. However, there is limited research regarding the connection between social media and quality management. The study explores whether it can be applied in quality management. The purpose of the study is to illuminate the experience of how organizational structure affects improvement culture from a leader and employee perspective through social media. A qualitative survey was conducted through social media followed by a qualitative content analysis. The study resulted in the theme considerations for quality development, which included the two categories improvement culture and organizational structure. The study showed a connection between organizational structure and improvement culture, which was illuminated through the respondents' experiences via social media. The study also showed that organizational structure and improvement culture are two aspects that influence and are interdependent of one another to facilitate quality development. / <p>2022-06-05</p>

The Effects of National and Organizational Culture on the Onboarding Process for Engineers in Multinational Midsize Companies : A Qualitative Analysis of the Onboarding Process at Zound Industries

The necessity for a cohesive onboarding process in multinational, midsize companies has become increasingly apparent as globalization and professionalization makes requests for key talents more demanding. This study has focused on how national, and organizational culture affect the onboarding process, and how it can be adapted to increase cohesiveness on a multinational level, with respect to technology-oriented professions. Twelve qualitative interviews have been conducted with the Human Resources and the Product &amp; Innovation department in Stockholm, Sweden, and Shenzhen, China. Complementary observations, as well as a document study has been implemented to identify the organizational culture. The data has then been analyzed using thematic analysis. Results show that there is a significant difference in organizational culture between the two offices due to differences in national culture, leadership styles, and differences in hierarchical tendencies in the organizational structure and communication lines. Furthermore, results show that technology oriented employees value product, and process-orientation more than their peers. Consequently, the onboarding process differs between the two offices in both practice and result. It is necessary to identify the connection between leadership and culture, as well as survey the perceived dissonance in hierarchy between offices in regard to structure and communication.
