De l'analyse de l'activité à la conception organisationnelle négociée : le cas d'un projet industriel / From the analysis of the activity of the negotiated organizational design : the case of an industrial project

Cette thèse s'inscrit dans le champs de la conception organisationnelle. L'organisation du travail est un objet de conception particulier dans la mesure où elle recouvre plusieurs dimensions d'une situation de travail. Effectivement, elle concerne à la fois la structure prescrite, symbolique et matérielle, offrant un cadre à l'activité des salariés mais aussi l'activité des salariés et le système de régulations qu'ils mettent en place pour la rendre performante. Au regard de cette définition de l’organisation du travail, nous définissons la conception organisationnelle comme tout processus collectif qui permet de (re)concevoir, de façon formelle ou informelle, les composantes de la structure prescrite pour favoriser une activité performante et acceptable du point de vue de l'ensemble des acteurs de ce processus. Pour concevoir une structure prescrite efficace, pertinente et efficicente, nous sommes convaincue qu'un compromis acceptable par tous les acteurs de l'organisation du travail passe par la prise en compte du travail réel des salariés. Cette condition nécessite une certaine structuration de l'activité de conception organisationnelle. Dans le cadre de l'accompagnement d'un projet industriel d'automatisation de machines de production couplée à une réduction d'effectif, nous avons analysé les dialogues des concepteurs lors des réunions de conception organisationnelle. Cette analyse montre que :- d'une part, la simulation organisationnelle récemment développée en ergonomie est une ressource pour structurer une conception qui se base sur un dialogue centré sur le travail réel et,- d'autre part, l'acculturation à l'analyse de l'activité des concepteurs permet de négocier la conception organisationnelle sur la base de connaissances sur le travail réel.Par ailleurs, les résultats mettent en évidence que les sujets de négociation concernent davantage l'obtention de marges de manœuvre.Ainsi, spécifier les objets de négociation, les critères de conception et les choix organisationnels permet de mieux comprendre la conception organisationnelle afin de mieux l'outiller. En outre, cette thèse a pour objectif d'apprécier la fonction de l'ergonome au sein de la conception organisationnelle. Enfin, en plus d'apporter des éléments méthodologiques pour la conception organisationnelle, cette recherche propose une définition originale de l'organisation du travail sous l'angle de la négociation. / This thesis concerns the organizational design. Work organization is a special object because it recovers several dimensions of a situation of work. Indeed, at the same time, it relates to the prescribed, symbolic and material structure, offering a framework to the employees activity but also the activity of the employees and the system of regulations which they set up to make it effective. Taking into consideration this definition of the work organization, we define the organizational design as any collective process which makes possible to (re)conceiving, in a formal or abstract way, the components of the prescribed structure to support an acceptable and successful activity from the point of view of the whole of the actors of this process.To conceive a prescribed structure, we are convinced that an acceptable compromise by all the actors of the organization of work passes by the taking into account of the real work of the employees. This condition requires a certain structuring of the activity of the organizational design. Within the framework of the accompaniment of an industrial project of automation of production machine tools coupled to a reduction of manpower, we analyzed the dialogues of the originators duriing organizational design meetings. This analysis shows that :- the organizational simulation recently developed in ergonomics is a resource to structure a design which is based on a dialogue centered on rela work and,- the acculturation to the analysis of the activity of designers, thanks to the intervention of the ergonomist and his tools, can negotiate organizational design based on knowledge of the actual work.Furthermore, the results schow tat subjects of negotation relate more acquisition of room for maneuver.To specify the objects of negotiation and the crieria of design is to better understand the organizational design in order to equip best. Moreover, this thesis aims to appreciate the function of ther ergonomicist within the organizational design. Lastly, besides bringing methodological elements for the organizational design, this research proposes a definition of the organization of work under the angle of the negotiation.

Das LfULG führte in sächsischen Einzelhandelsgärtnereien von 2006 bis 2008 Untersuchungen zur Arbeitsorganisation durch. Ein Schwerpunkt war die Beobachtung und Analyse von Arbeiten im Produktionsbereich sowie die Ermittlung des betriebsindividuellen Arbeitszeitaufwandes. Neben den ermittelten Daten für 83 produktionstechnische Arbeiten enthält die Veröffentlichung zwei Checklisten zur Beurteilung der Arbeitsorganisation und der Arbeitsmethoden. Bei den Untersuchungen wurde deutlich, dass neben dem Potenzial durch Rationalisierungsmaßnahmen bei Transport, Bewässerung, Regeltechnik und Warenaufbereitung auch ein wirtschaftlich relevantes Potenzial in der Optimierung der einzelnen Arbeitsabläufe und Arbeitsmethoden besteht. Die Optimierung der einzelnen Arbeitsabläufe und Arbeitsmethoden erfordert nur geringe finanzielle Mittel und trägt maßgeblich zur Steigerung der Arbeitsproduktivität bei.

“If We Don’t Produce, Bring Another:” Work Organization and Tomato Worker Health

Objectives: Specific work processes and management structures that contribute to high rates of occupational illness and injury in agricultural industries are not well described in academic literature. This qualitative study of work organization in the U.S. fresh tomato industry investigates how work processes and management structures impact tomato workers’ occupational health. Methods: After conducting literature review and key informant interviews, semi-structured interviews and focus groups were conducted with 36 individuals with experience working in the U.S. fresh tomato industry. Interviews and focus groups were audio-recorded, transcribed, coded, and analyzed using a modified grounded theory approach. Results: These data indicate that participants endured income insecurity and hazardous supervisory practices, including wage theft, retaliation, intimidation, and humiliation, that put them at risk of preventable illness and injury. Support from workers’ organizations and health-conscious supervisory practices helped mitigate some of these occupational hazards. Conclusion: Participants’ adverse work experiences may be considered sequelae of workers’ lack of job control and positions of socioeconomic structural vulnerability. Other aspects of tomato work organization, including health-conscious supervisory practices and the involvement of workers’ organizations, indicate that modifying work organization to better safeguard health is possible. Such modifications present compelling opportunities for employers, employees, organizations, community and government leaders, and health care professionals to help create healthier occupational environments for tomato workers.

The first inquiry is answered by the Integrator Model of the Work Activity, evidencing the craft character of the work of the assemblers of structural assembly. The second inquiry, searched through the Regulation Model, shows that the assemblers add to the activity through operative means the determinant resultant from the quality patterns and the product reliability, of the production temporary goals, of the available resources and its internal state, with prominence to the anticipation and postponement mechanisms. The complexity revealed by the analysis and the comparison of the perspective of the activity with other current rationalities produces new understandings concerning the activity of the assembler of structural assembly. The tensions lie on the activity levels, of the mechanism of coordination and of the way as the results of the production are valued enabling this way that organizational procedures and technical mechanism are created to contribute to reduce the work load and to increase operational switching and the assembler posture at his work spot. / A Análise Ergonômica do Trabalho (AET), centrada na Análise da Atividade, foi utilizada para entender (a) o que significa ser um montador de montagem estrutural e (b) como esses profissionais articulam mecanismos de regulação no intuito de construir sua saúde e sua produtividade. A primeira questão é respondida por meio do Modelo Integrador da Atividade de Trabalho, evidenciando o caráter artesanal do trabalho dos montadores de montagem estrutural. A segunda questão, investigada por meio do Modelo de Regulação, mostra que os operadores integram na atividade por meio dos modos operatórios os determinantes oriundos dos padrões de qualidade e confiabilidade do produto, dos objetivos temporais da produção, dos meios disponibilizados e seu estado interno, com destaque para os mecanismos de antecipação e postergação. A complexidade revelada pela análise e a confrontação da perspectiva da atividade com outras racionalidades presentes na situação produzem novos entendimentos acerca da atividade do montador de montagem estrutural. As tensões estão situadas nos níveis da atividade, do mecanismo de coordenação e da forma como os resultados da produção são valorizados possibilitando que sejam desenhados procedimentos organizacionais e dispositivos técnicos que contribuam para diminuir a carga de trabalho e aumentar os espaços de regulação.

Burnos higienistų darbo organizavimo ypatumai Kauno miesto odontologijos klinikose / Dental hygienists work organization pecularities in dental clinics in Kaunas city

Darbo tikslas. Įvertinti burnos higienistų, dirbančių Kauno miesto privačiose ir viešosiose odontologijos klinikose, darbo organizavimo ypatumus. Tyrimo metodika. Atlikta momentinė anoniminė Kauno miesto burnos higienistų anketinė apklausa. Išdalinta 70 anketų: 56 dirbantiems privačiose ir 14 viešosiose odontologijos klinikose. Anketas užpildė ir grąžino 45 privačiose (atsako dažnis 80,3 proc.) ir 14 viešosiose (atsako dažnis 100 proc.) klinikose dirbantys burnos higienistai. Statistinė duomenų analizė buvo atliekama naudojant SPSS 17 for Windows programinį paketą. Hipotezėms tikrinti buvo naudojama aprašomoji statistika bei Chi kvadrato (χ2 ), t ir Mann-Whitney kriterijai. Rezultatai. Dažniausiai odontologijos klinikose atliekamos burnos higienistų procedūros: burnos higienos mokymas (100 proc.), dantų akmenų šalinimas ultragarsu (100 proc.) bei rankiniais instrumentais (93,2 proc.). Dažniausiai aptarnaujami jauni (19-35 metų) bei vidutinio amžiaus (36-55 metų) pacientai. Rečiausiai – vaikai ar paaugliai iki 18 metų (22,8 proc.), neįgalūs pacientai. Privačiose įstaigose dirbantys burnos higienistai dažniau nei viešosiose dirba dar ir odontologo asistentu (atitinkamai 62,2 ir 21,4 proc.). Viešose įstaigose dažniau nei privačiose dirba mokslinį darbą (14,3 proc) arba dėstytojauja (2,4 proc.). Beveik absoliuti dauguma (93,2 proc.) respondentų linkę manyti, kad geriau burnos higienistu dirbti privačioje įstaigoje dėl geresnių darbo sąlygų, darbo vietos organizavimo (87,3 ir 63,6... [toliau žr. visą tekstą] / Aim of the study. To evaluate the dental hygienists work organization peculiarities in private and public dental clinics in Kaunas city. Methods. An anonymous questionnaire have been completed in private and public dental clinics in Kaunas city. In total 70 questionnaires were distributed to employed dental hygienists: 56 in private and 14 in public dental clinics in Kaunas. Questionnaires filled out and returned: 45 dental hygienists employed in private (response rate 80,3 %) and 14 in public dental clinics (response rate 100 %). The statistical analysis was performed using SPSS version 17 for Windows statistical software . Hypotheses were checked using descriptive statistics and Chi square (χ2), t and Mann-Whitney criterions. Results. Most frequently dental hygienists performed oral treatments in dental clinics such as oral hygiene education and training (100 %), scaling (100 %) and calculus removal using hand instruments (93.2 % ). Most dental hygienist served young (19-35 years) and middle-aged (36-55 years) patients. Least - working with children or adolescents under 18 years old (22.8 %), with disabled patients. Absentéisme différencié des femmes et des hommes dans un métier mixte : l'exemple des factrices et des facteurs / Comparative absenteeism between women and men : Case of postmen and postwomen

Cette thèse vise à comprendre l’absentéisme des femmes et des hommes dans un métier mixte. Nous nous sommes interrogés sur la manière dont un métier devenu progressivement mixte peut générer des inégalités de santé entre les femmes et les hommes en raison de son organisation du travail, de son évolution économique ainsi que de ses éléments relatifs au contexte psychosocial. Pour faire cela, nous avons étudié les causes de l’absentéisme différencié des facteurs et des factrices. Afin de comprendre cet écart, nous avons mobilisé des techniques d’observations, d’entretiens, d’enquêtes emploi du temps et de diagnostic photo pour mettre en exergue les expositions auxquelles les femmes peuvent être confrontées dans un métier mixte. Nos résultats nous amènent à identifier plusieurs causes permettant d’expliquer cet absentéisme différencié : une organisation du travail pensée sur des normes masculines en raison d’un héritage historique, une évolution de l’activité en partie liée à la baisse du courrier et à la hausse des colis qui peut être plus défavorable pour les femmes, un matériel conçu sur des normes masculines qui n’est pas complètement adaptés aux femmes et un rapport au travail différent pour les femmes et les hommes. Cette thèse met en évidence le fait que la prise en compte de la variable sexe pour comprendre le travail des femmes permet d’améliorer les conditions de travail de tout le monde. De nombreux éléments ont pu en outre être révélés grâce à la prise en compte de cette variable. / The objective of this thesis is to understand men and women absenteeism in the same profession. We questioned how same jobs can potentially generate inequalities in health conditions between men and women due to work organization, economic development and the psychosocial context. To do this, we have studied the causes of absenteeism of post-men and post-women. In order to understand this difference, we used different methods to highlight exposures that women may face in the same job : field observations and interviews, photographic diagnosis and time-use surveys. These different methods show some elements which may explain the different occupational health outcomes of women compared to the same job than men do : work organization built around male norms due to historic heritage, a declining physical mail volumes and increase in packages which can be unfavorable for women, working materials were conceived on male norms are not adapted to women and relationship to work was different for men and women. This thesis revealed that taking care of gender in order to understand women’s work allows to improve work conditions for everyone. Numerous elements have been highlighted in order to taking gender into account.

Todo o processo educacional vivido no Brasil de forma elitista e seletiva, advindo de políticas descontínuas, concomitante com os baixos resultados de aprendizagem, fomenta discussões sobre a importância da educação e o aumento dos recursos a ela destinados para a melhoria da qualidade do ensino. A redemocratização do país trouxe consigo a defesa da descentralização para o fortalecimento das políticas públicas, para o atendimento das necessidades locais, para a inclusão de diferentes atores nos processos de decisão e acompanhamento das políticas e programas, para a implementação de novas formas de gestão e, prioritariamente, para a autonomia dos entes federados e de suas instituições. Para a escola, trouxe a possibilidade de organizar seu Projeto Político - Pedagógico com vistas às suas demandas e com a participação de toda a comunidade escolar. Nesse contexto, esta pesquisa busca reflexões sobre os avanços e os entraves do financiamento da educação básica no Brasil após a Constituição Federal de 1988, em específico, sobre a descentralização de recursos financeiros às escolas de ensino fundamental. Pretende-se analisar as mudanças propiciadas pela descentralização de recursos financeiros nas relações de poder e, consequentemente, na organização do trabalho pedagógico dos ciclos iniciais do Ensino Fundamental. A hipótese central é a de que a descentralização de recursos financeiros estimulou novas formas de gestão escolar e de organização do trabalho pedagógico, o que transformou as relações de poder, democratizando-as. A coleta de informações foi realizada na rede municipal de Santo André São Paulo, prioritariamente por meio da análise da documentação legal e administrativa da escola, do levantamento e análise do montante de recursos descentralizados e seus usos e complementada com entrevistas semiestruturadas, caracterizando-se esta pesquisa, como qualitativa. Espera-se provocar reflexões sobre a importância da descentralização de recursos financeiros na implementação de novas formas de gestão que tenham como princípio a participação de toda comunidade escolar, inclusive, na organização do trabalho pedagógico, contribuindo desta forma, para a democratização das relações de poder e o aprimoramento das políticas educacionais de financiamento e gestão escolar. / The entire educational process lived in Brazil so elitist and selective, arising from discontinuous policies, concomitant with low learning outcomes, encourages discussions about the importance of education and increased resources allocated to it to improve the quality of teaching. The redemocratization of the country brought with it the defense of decentralization to strengthen public policies, to meet local needs, for the inclusion of different actors in decision-making process and monitoring of policies and programs, to implement new forms of management and, primarily, to the autonomy of the federated entities and their institutions. For school, brought the possibility to organize your Political Project- Teaching with a view to their demands and with the participation of the whole school community. In this context, this research aims reflections on progress and impediments to funding of basic education in Brazil after the 1988 Federal Constitution, in particular, on decentralization of financial resources to elementary schools. It is intended to analyze the changes offered by the decentralization of financial resources in power relations and, consequently, in the organization of educational work cycles of Elementary School. The central hypothesis is that the decentralization of financial resources has stimulated new forms of school management and organization of educational work, which transformed relations of power, democratizing them. Information gathering was held in the municipal Santo André - São Paulo, primarily through the analysis of legal and administrative school documents, survey and analysis of the amount of decentralized resources and their uses and complemented with semi-structured interviews and questionnaires, characterizing this research as qualitative. Expected to provoke reflections on the importance of the decentralization of financial resources to implement new forms of management that have as a principle the participation of the entire school community, including the organization of educational work, thus contributing to the democratization of power relations and improvement of the educational policies of funding and school management.

Análise psicossocial da trabalhadora doméstica através das representações sociais do trabalho / Psychosocial analysis of domestic workers through social representations of work

O trabalho doméstico remunerado, apesar de pouco valorizado e permanecer na invisibilidade, é uma das modalidades de trabalho mais comuns entre as mulheres representando cerca de 17% da participação feminina na PEA. Encontra-se entre a formalidade, no que tange aos direitos estendidos a esta categoria, e a informalidade, quanto à relação profissional que as trabalhadoras domésticas estabelecem com as patroas. No Brasil, tem suas raízes no escravagismo e está atrelado à divisão sexual do trabalho que, sócio-historicamente, construiu a distinção entre os papéis de gênero, ficando a cargo da mulher a responsabilidade pelos cuidados da casa e da família. Além disso, sofre o atravessamento de questões de classe, pois as trabalhadoras domésticas são mulheres da massa urbana que cuidam da casa e da família para que as mulheres da camada social superior exerçam outras modalidades de trabalho remunerado. Portanto, instala-se a bipolaridade quanto ao trabalho feminino, isto é, por um lado verifica-se um aumento da participação no mercado de trabalho e a inserção em profissões de nível superior de prestígio e, por outro, há forte presença em trabalhos precarizados e de pouca valorização social como a responsabilidade pelos afazeres domésticos e o trabalho doméstico assalariado, herdeiros do escravagismo, num coorte de raça, gênero e classe social claramente definido. Os objetivos principais desta pesquisa foram reconstruir a história do trabalho doméstico localizada dentro do processo de construção sócio-histórica do trabalho e compreender suas representações sociais a partir do relato de cinco trabalhadoras domésticas obtido através de entrevistas semi-estruturadas analisadas pelo método de associação de idéias. Os resultados centrais indicaram que a configuração desta relação inerente ao trabalho doméstico, torna esta atividade mais próxima da servidão: a trabalhadora doméstica está isolada, suas humilhações não estão compartilhadas, está diretamente submetida à patroa por conta de uma relação assimétrica e não formalizada de poder que não deixa claro quais seriam as regras do contrato de trabalho, permitindo abusos e fraudes de ambas as partes. Conclui-se que o trabalho doméstico é uma modalidade de trabalho remunerado que faz transparecer o lugar e o papel social da mulher na sociedade brasileira atravessada pelas questões de raça, gênero e classe, e que apresenta uma ambigüidade às trabalhadoras domésticas e às suas patroas. Em relação às patroas, elas se libertaram parcialmente do papel de responsáveis pelos afazeres domésticos (questão de gênero), mas contratam outras mulheres de uma camada social inferior (questão de classe) para executarem esse trabalho, reforçando o papel social do qual estão, gradativamente, se emancipando. No tocante às trabalhadoras domésticas, seu trabalho permite uma renda e certa independência financeira, indicando uma relativa emancipação, entretanto reproduz o lugar de responsável pelos afazeres domésticos (questão de gênero) e submetida a relações informais que remeteriam às raízes escravagistas desta modalidade de trabalho (questão de raça) estabelecidas por suas patroas, que se emanciparam destas atribuições (questão de classe). Vale salientar que o trabalho doméstico é uma dentre tantas outras possibilidades para o grupo de trabalhadores da massa urbana, que tem seu trabalho marcado, em geral, pela precarização e pela informalidade. / The paid domestic work, although somewhat not valued and invisible, is one of the most common ways of work among women, representing about 17% of female participation in the Economically Active Population. It can be find among the formality, in regard to the rights of this category; and informality, by the professional relationship that the domestic workers lay with the employers. In Brazil, has its roots in slavery and is linked to the sexual division of labor which defined the distinction between the roles of gender, attributing to the wife the responsibility for the care of home and family. Moreover, there are issues of class, because the domestic workers are women of the urban mass that take care of home and family so that women of higher social layer perform other types of paid work. So, a bipolarity of the women working is installed. On one hand, there is an increase in labor market participation and inclusion in professions of higher level. And, on the other hand, there is a strong presence in precarious work and socially bad evaluated as the responsibility for domestic activities and the paid domestic work, heirs of slavery, in a clearly defined cohort of race, gender and social class. The main objectives of this research were: the reconstruction of the domestic work history; and the understanding of its social representations from the reporting of five domestic workers obtained through semi-structured analyzed by the method of the association of ideas. The main findings indicated that the way that the domestic work is built makes this activity more closer of the slavery: the domestic worker is isolated, their humiliations are not shared, she is directly submitted to the boss, which establishes an asymmetrical and not formalized relationship of power that leaves not clear what are the rules of the employment contract, allowing abuses and fraud on both sides. As a conclusion, the domestic work is a form of paid work that makes clear the place and social role of women in Brazilian society crossed by issues of race, gender and class, and it presents an ambiguity for the domestic workers and their employers. The employers are partially released of responsibility of the domestics tasks (issues of gender), but hire other women of a lower social layer (issues of social class) to perform such work, reinforcing the social role from which they are gradually being emancipated. With regard to domestic workers, their work allows for certain income and financial independence, indicating a partial emancipation, however they continue to have the responsibility by the domestic tasks (issues of gender) and to be submitted to informal relationships by their employers emancipated of these tasks (issues of social class), what are related to the roots of slavery of this modality of work (issues of race). It is important to say that domestic work is one among many other work possibilities for the group of employees of the urban mass, which, in general, have their work marked by precariousness and informality.

O capitalismo e o mundo do trabalho vêm sofrendo transformações profundas desde a década de 1970. A pesquisa aqui descrita é uma investigação da relação inconsciente entre o sujeito e a configuração atual do capitalismo, no contexto de uma empresa multinacional do ramo hoteleiro. O método adotado foi qualitativo, sendo um estudo de psicanálise aplicada sobre a articulação fantasmática e institucional de prazer, sofrimento e gozo na empresa em questão: 1) pela análise do discurso produzido em entrevistas abertas com 6 de seus funcionários que trabalham em 4 hotéis da rede, localizados em São Paulo capital e em Campinas, realizadas entre outubro de 2007 e novembro de 2008; 2) pela análise de material impresso e on-line da empresa; 3) por um breve recorte sócio-histórico do capitalismo. Uma das conclusões a que chegamos é a de que os fundamentos de uma empresa comercial permanecem os mesmos, mas mudaram os mecanismos e os discursos adotados na sua execução. Agora, entidades abstratas externas a globalização, a competitividade, o mercado supostamente justificam a intensificação da apropriação do que é produzido, do conhecimento, do tempo dos funcionários; justificam a necessidade imperiosa de excelência produtiva, de lucros sempre crescentes; justificam as reestruturações, a adoção de políticas de verificação de competências e demissões. No caso analisado, a velha empresa-mãe, subjetiva nas escolhas, lenta nas decisões, está sendo substituída pela nova empresa objetiva e rápida nas escolhas dos que estão aptos e na implementação de mudanças que os resultados exigem. Mas isso tem sido feito mantendo-se a velha roupagem da mãe-protetora, num discurso quase uníssono sobre um laço social supostamente em grande harmonia, tanto na documentação oficial da empresa, quanto na fala de seus funcionários, da eleita mais de 10 vezes como uma das 10 melhores empresas para se trabalhar no Brasil; da que se preocupa com os filhos-funcionários, que oferece a eles muitas oportunidades de carreira. Entretanto, delineiam-se impasses e contradições nos discursos, que parecem oscilar entre o neurótico e o perverso. Porém, a faceta perversa fica, em geral, elidida. Perversa em termos de fantasia e vontade de gozo, na relação com o outro, no caso dos sujeitos, e, no caso da empresa, dos objetivos de lucratividade acima de qualquer preocupação com funcionários, de qualquer responsabilidade social ou de diversidade supostamente valorizada. Além disso, as questões pessoais de todos os 5 sujeitos ouvidos estão ligadas às questões centrais que permeiam a instituição. Questões que se referem ao lugar que cada um ocupa para o outro ser ou não ser reconhecido, ser ou não ser promovido, ser ou não ser demitido, ver ou não ver o outro ganhar uma oportunidade de carreira. / Capitalism and labour configuration have been changing deeply since 1970. The research here described is an investigation about the unconscious relation between the subject and the current capitalism configuration in the context of a multinational company in the hotel market. The method adopted was qualitative, being a study of applied psychoanalysis about the articulation between singular fantasy and institutional discourse as well as pleasure, suffering, jouissance forms in the company in question: 1) by the analysis of discourses produced in open interviews with 6 of its employees that work in 4 of its hotels located in São Paulo and Campinas, Brazil, held between October 2007 and November 2008; 2) by the analysis of printed and on-line corporate material; 3) by a short social-historical briefing of capitalism. One of the conclusions to which we have come is that basic principles of a commercial company are the same as ever. Nevertheless mechanisms and discourses adopted to implement them have changed. Now external abstract entities - globalization, competitiveness, market dynamics - supposedly justify the intensification of appropriation of what is produced by employees, besides their knowledge and time; justify such imperious demand for productive excellence and growing profits; justify restructuring actions, adoption of competence assessment policies and layoffs. In the analysed case, the old mother-company, subjective in selection processes, slow to make decisions, is being replaced by a new company, objective and fast to select competent people and to implement changes that goals associated with financial results require. However this has been done keeping the old image of a protective-mother painted through an almost homogeneous discourse about a social tie supposedly in great harmony. This is the case in both the official corporate documentation and the employees\' speech about the company which has been elected more than 10 times as one of the 10 best companies to work in Brazil; which is concerned about its children-employees; which offers several career opportunities to them. However, some contradictions and impasses are detected in discourses, which seem to oscillate between the neurotic and perverse ones. But the perverse dimension usually stays elided. Perverse in the sense of fantasy and will to jouissance in the relation with the other, in the case of the subjects, and, in the case of the company, in the sense of profitability goals above any concern towards employees, any social responsibility or any diversity supposedly appreciated. Furthermore, personal issues of all interviewed subjects are related to the institution core issues. Issues referring to the place that each one occupies for the other - to be or not to be recognized, to be or not to be promoted, to be or not to be laid off, to see or not to see the other getting a career opportunity.

Os sentidos de experiências de trabalho em tempos de flexibilização / The senses of the work experiences at a flexibilization time

Este trabalho procura compreender os impactos e sentidos das experiências de trabalho vivenciadas por sujeitos em tempos de capitalismo flexível, com reestruturação produtiva e flexibilização do trabalho. Para isso, primeiramente, aborda a história das transformações que ocorreram nas formas de organização do trabalho no capitalismo ao longo dos séculos XX e início do século XXI: Taylorismo, Fordismo, Toyotismo, e a acumulação flexível com base na visão socioeconômica marxista. Depois, analisa os modos de subjetivação dessas formas de organização, utilizando o referencial teórico da Psicanálise e da Psicodinâmica do Trabalho. Em seguida, busca compreender a forma como o trabalho tem se organizado na contemporaneidade apontando seus efeitos em termos de subjetividade e psicopatologia. Por fim, faz o estudo de caso de dois sujeitos trabalhadores de grandes corporações inseridas na economia da acumulação flexível. Os principais resultados do estudo apontam o retrato de duas experiências distintas. Em uma delas o sujeito sofre com sua situação de trabalho, questiona as condições em que ela ocorre, resultando em sua saída do ambiente corporativo. Na outra, o sujeito vivencia de maneira positiva sua situação de trabalho, busca estratégias de adaptação à mesma e parece realizar-se com o trabalho desenvolvido em uma corporação. Em suma, os impactos e sentidos dessas experiências vivenciadas em tempos de capitalismo flexível não são homogêneos, nem coerentes entre si, mas antes contraditórios e plurais, que gera desde um sofrimento acentuado até uma situação de adaptação significativa, delineando o mosaico do mundo do trabalho contemporâneo / This research seeks to understand the impacts and meanings of work experiences of subjects in times of flexible capitalism, with productive restructuring and labor flexibility. To do that, first the history of the transformations that occurred in the forms of work organization in capitalism over the twentieth and early twenty-first century is covered: those of Taylor, Ford, Toyota, and flexible accumulation based on the Marxist socioeconomic vision. Then the modes of subjectivity of these forms of organization are analyzed, using the theoretical framework of Psychoanalysis and Psychodynamics of Work. Then, an understanding of how the work is contemporaneously organized is sought, pointing out its effects in terms of subjectivity and psychopathology. Finally, the case study of two subjects, employees of large corporations, inserted into the flexible accumulation economy, is done. The main results of the study point to the picture of two distinct experiences. In one of them, the subject suffers with their work situation, questioning the conditions under which it occurs, resulting in his departure from the corporate environment. In the other, the subject experiences his work situation in a positive way, seeking strategies of adaptation to it and seeming to carry out the work developed in a corporation. As a conclusion, the impact and meanings of these experiences in times of flexible capitalism are not homogeneous nor coherent, but rather contradictory and plural, which generates sharp suffering to a situation of significant adaptation, outlining the mosaic of the contemporary world of work
