Stress coping strategies to prevent burnout amongst primary school teachers in Lesotho

Teachers are exposed to stressful situations, of which increasing work demands is but one, leading to an alarming escalation of stress and professional burnout as career risks in the teaching profession. The focus of this study is on stress coping strategies to prevent burnout among primary school teachers in Lesotho. Some of the reasons which urged the researcher to carry out this study pertain to the fact that, although teacher burnout is an international concern, limited studies have addressed burnout and stress coping strategies among staff in the teaching service in Lesotho. Prolonged stress is a social problem leading to mental and physical ill health, with an increasing number of teachers leaving the teaching profession in Lesotho due to burnout. The population for the study was 600 primary school teachers who were engaging in professional development by pursuing a Bachelor of Education in primary education at the National University of Lesotho. This is a part-time programme offered by the University for practising teachers who hold a Diploma in Primary Education. The study followed a mixed-methods research approach, so for the qualitative study, data were collected using semi-structured individual interviews with 20 participants. For the quantitative study, questionnaires were administered to 350 respondents. Qualitative data were analysed using an inductive approach. Quantitative data were analysed using multiple regression, Chi-square and t-test. Key findings revealed that variables such as work overload, organisational climate and role conflict are predictors of burnout among teachers. Other variables predicting teacher burnout pertain to learner indiscipline, teacher personality and insufficient teacher remuneration. Burnout attacks career motivation. It also causes aggressive and violent behaviour among teachers. Teachers buffer stress and prevent burnout by employing constructive, less constructive and neutral stress coping strategies. The Lesotho Ministry of Education and Training can alleviate stress and prevent burnout among teachers by clarifying their job descriptions, instituting formal induction programmes for new teachers and ensuring that teacher salaries are on par with equivalent professional careers. / Onderwysers word aan stresvolle situasies blootgestel, waarvan toenemende werkseise net een is; dit lei tot 'n kommerwekkende styging van stres en professionele uitbranding as loopbaanrisiko's in die onderwysberoep. 社會福利機構工作人員工作態度之研究-以老人福利機構為對象 / The reserach about the job attitude in the elederly institutions

近年來,社會福利日益受重視,同時台灣在這幾年也已進入了所謂的高齡化社會。由於人口老化的結果,社會上開始出現許多與老人有關的社會問題,其中,老人的照顧與養護即為益嚴重的社會問題。   這幾年來,老人養護中心如雨後春筍般的成立,但合法立案的則少之又少。即使是合法立案的機構,基於成本效益的考量,亦甚少注意到服務品質的問題,也因此,老人扶、療養機構的服務品質可以說是良莠不齊。而工作人員的工作態度就與整個服務品質有著密切的關係,這也就是研究者希望透過這一角度來改善對老人的照護情況。   一般人對社會福利機構的刻板印象不外乎缺乏效率低落與效能不彰,雖然近年來已有人試圖以企業化經營的方式來管理福利機構,藉以改善其為所詬病之處,但其結果如何則有待進一步的評定。然而,以管理學的角度來研究福利機構的工作人員的工作狀況卻是可行的做法,而本研究中即是基於這樣一個出發點,試圖應用管理科學的知識於人群服務的專業人員上。研究者以老人扶、療養機構內工作人員為對象,探討其在工作滿足、工作壓力、職業倦怠與離職意願四者之間的互動情形,同時並提出研究建議。   本研究母體來自內政部登記有案的老人扶、療養機構,透過立意取樣及問卷調查獲得資料,測量工具係修改自國內、外學者針對不同的工作態度所設計的量表,進而整合成一份封閉式問卷。研究進行時間從八十四年三月至四月,共發出601份問卷,回收432份,扣除無效問卷得到實際回收率為70.38%,同時經過統計分法而獲得下面幾點結論:   1.工作滿足與離職意願的關連,會受到工作壓力與職業倦怠的作用而影響。其中又以工作壓力的影響力較大。換句話說,而工作壓力與職業倦怠這兩個因素會使工作滿足及離職意願之間的關連性增強。   2.工作壓力與離職意願間的關連,會因職業倦怠的因素而增強。從另一方面而言,如果控制職業倦怠這個因素,則工作壓力與離職意願間的關連性將會減低。   3.職業倦怠與離職意願間具有高度負相關,但其關連性則無法找出一定的方向性。亦即,職業倦怠與離職意願間雖具有顯著的相關,但這兩個因素間會彼此相互作用。   4.工作滿足、工作壓力、職業倦怠對離職意願的關連均達顯著的統計水準,其中,文以工作壓力為最主要的關鍵因素。對於在老人扶、療養機構內工作的工作人員而言,「工作壓力」將是影響其離職意願的最主要的因素,其次則是職業倦怠因素。   此外,在本研究中研究者更進一步以機構為單位,分析機構功能(扶、療養)的不同及機構性質(公、私立)的差異對工作人員工作態度的影響,結果發現:   1.在機構性質方面,就私立機構的工作人員而言,職業倦怠會影響其離職意願的高低,而工作滿足對離職意願的關連性,主要是透過職業倦怠而產生的,一旦控制此一干擾因素後,工作滿足與離職意願間的關連性就未達顯著的水準。   2.在機構功能方面,同時兼具扶養與療養機構的工作人員,其離職意願主要亦是由職業倦怠所決定,而非受工作滿足所影響。工作滿足對離職意願的關連關連情形,也是透過職業倦怠而產生的。   研究者據此發現而獲得結論,同時提出個人對目前的老人扶、療養機構的建言,並將整個研究過程中所獲得的經驗分享給往後研究者作參考。

Psychological capital, subjective wellbeing, burnout and job satisfaction amongst educators in the Umlazi region.

The current study aimed to explore the positive aspects of Psychological Capital (PsyCap) and attempted to explain how the psychological resources inherent in PsyCap can aid against the negative effects of Burnout in educators in the Umlazi Region of Kwa-Zulu Natal. The general objective of this research study was to explore the relationship between PsyCap, Subjective Wellbeing, Burnout and Job Satisfaction. The study used a quantitative research design and was conducted using the Positive Psychology framework. This study made use of the Conservation of Resources Theory as its theoretical framework. Convenience samples (n=103) were taken of educators across four educational institutions in the Umlazi Region. The Psychological Capital Questionnaire; Satisfaction with Life Scale; Oldenburg Burnout Inventory; and Minnesota Job Satisfaction Questionnaire (short form) were administered to the participants. The results confirmed that there were statistically and practically significant relationships between PsyCap, Subjective Wellbeing, Burnout and Job Satisfaction. The results revealed that Subjective Wellbeing was a statistically significant predictor of PsyCap. It also indicated that PsyCap and Subjective Wellbeing were both statistically significant predictors of Burnout. Ce travail traite de la fiabilité des composants électroniques de puissance comme les MOSFET et les IGBT affectés par l'Environnement Radiatif Naturel dans lequel ils évoluent. Cette problématique fait, de nos jours, partie intégrante de la fiabilité des composants. Alors qu'elle concernait initialement les composants destinés à travailler en environnement radiatif sévère du type spatial ou aéronautique, l'évolution et la complexité de l'électronique embarquée, qui peut interagir avec ce type d'environnement et avoir des effets potentiellement dommageables, nous amène à prendre en compte ces contraintes radiatives comme le cas d'ion lourd. C'est dans ce cadre que nous avons effectué les travaux présentés dans ce mémoire. Des simulations utilisant les outils Synopsys TCAD ont été menées afin de mieux comprendre les mécanismes de défaillances comme le Single Event Burn-out (SEB) et le Single Event Latch-up (SEL) ainsi que la définition de critères de déclenchement, de comportement et de la sensibilité de différents composants (VDMOS, SJ-MOSFET, IGBT planar et IGBT trench). Ces études nous ont permis de proposer et d'évaluer des solutions de durcissement au niveau de design permettant la désensibilisation contre les phénomènes de déclenchement liés aux structures parasites.

Ministering in the face of HIV and AIDS has posed many challenges. The work of ministers before HIV and AIDS experienced many problems which resulted in ministry burnout. HIV and AIDS have increased the demand for ministers because of the sick, the dying and the grieving people. The increase number of funerals means that a minister conducts many funerals over the weekend and sometimes during the week. This is not the only task of the minister; there are other duties such as house visitation, administration matters, counseling, Sunday services, confirmations and teachings in the church. Furthermore, ministers are often most intensively involved with people in times of crisis and distress. This research deals with the ways ministers are coping or not coping with ministry burnout which may be a result of ministering to people suffering from HIV and those dying of AIDS. This study recognises that an understanding of the minister's problems, as well as helping them to cope, by all who are involved in the church as a vocational system is necessary in the face of HIV and AIDS. The major beneficiary of care and support to ministers will be pastoral ministry itself and the church. Interest in this study therefore stems from both academic and pastoral concerns. Academically, one would like to see the discipline of pastoral care making a scientific and academic contribution that is capable of helping ministers. As for the pastoral concern, one believes that this study and similar studies are ways by which ministry can be strengthened and supported. There is need to equip the church to observe, listen to and respond to ministers in pain more knowledgeably and sympathetically. The researcher endeavours to describe these phenomena accurately through narrative type descriptions, interviews and pastoral conversations. Furthermore, Rediger created a model for avoiding burnout called AIM, which has led to a creation of a model to cope with ministry burnout in the face of HIV and AIDS, which is AIMS: A-Awareness, 1- Impose, M-Management, S-Support. Au fil des années, la modification de la Loi sur l'instruction publique (Loi 180) a fait naître plusieurs changements au sein des organisations scolaires francophones du Québec. Ces nombreux changements et l'adoption du projet de la Loi 124 ont contribué à la complexification de la tâche des directrices et des directeurs d'établissements scolaires, en obligeant ainsi ces derniers à être toujours prêts à rendre des comptes (reddition de comptes). L'objectif principal de cette recherche est d'analyser en quoi consiste l'épuisement professionnel des directions et des directions adjointes d'établissement des commissions scolaires francophones du Québec en identifiant les principaux facteurs qui s'y rapportent. Elle évalue empiriquement l'ampleur de la problématique de l'épuisement professionnel ainsi que les facteurs que les directions et les directions adjointes d'établissement, qui ont déjà vécu un épuisement professionnel et/ou un problème de santé relié au stress, perçoivent comme étant un risque pouvant mener à l'épuisement professionnel. Dans un deuxième temps, elle établi les principaux facteurs menant à l'épuisement professionnel, ses conditions d'apparition, les situations professionnelles favorisant son émergence, ainsi que ses manifestations. En fait, elle se veut un outil de référence en matière de prévention de l'épuisement professionnel chez les directions et les directions adjointes d'établissement, tant pour le Ministère de l'Éducation, du Loisir et du Sport du Québec (MELS), la Fédération des commissions scolaires du Québec, les différentes associations de directions d'établissement du Québec et les différents acteurs des commissions scolaires et des établissements scolaires du Québec

Action research in preventing workplace burnout in rural remote community mental health nursing.

The social phenomenon of stress and workplace burnout has spanned over five decades. Despite a plethora of literature that exists, there still remain problematic issues that neither scientific investigation or government legislation have been able to resolve. The literature examined throughout this research is extensive and does reflect this 50-year period. It demonstrates that studies into this phenomenon have attempted to define stress, identify causal factors of workplace stress, workplace burnout and environmental congruence; and discusses strategies (focused on both the individual and organizational levels) that have been implemented to effect beneficial outcomes for individuals affected by any one of these. As this thesis continues, the more recent literature gives a greater recognition to violence in the workplace and legislative enactments as preventative measures to reduce the heavy burden of costs, both physical and financial, to organizations. This extensive literature review indicates no answer to the problem has been identified to date and that this phenomenon remains, giving a clear indication that further scientific investigation is required to find a solution to what was described as the most serious health issue of the 20th century. Based on the literature examined this health issue has now gone well beyond the 20th century, giving relevance to the research study described in this thesis. The investigation is validated as vital and should be used as a basis for further research. This study undertook a collaborative social process, action research, empowering participants to identify and change stressful factors identified within their practice indicative to rural remote community mental health teams. A critical social theory arose out of the problems within the context of the research setting, based on the ideal that the significant issues for this group of individuals within this organization could be solved through the action research process. The group ‘existed’ within the issues indicative to this rural remote area, however these issues were outside their control. Through the implementation of the action research process courses of actions were undertaken that provided enlightenment in self-knowledge with dialogue heightening collective empowerment to effect change within their practice. The action research process, being a holistic process, facilitated this change in practice, developed and refined theory as it proceeded in a cyclic fashion within this local setting. It concerned actual not abstract practices in the social world in which these participants practice. This methodology facilitated examining the significant stressors identified by the Community Mental Health Support Team (CMHST) that caused distress, allowing them to implement changes in their practice. The forum provided an avenue that could reduce stressors significantly and prevent ongoing occupational stress that contributes to workplace burnout. It offered an opportunity to work with a group of participants in a nonhierarchical and non-exploitative manner and enabled members of this group to identify their roles as effective practitioners, empowering them to effect the changes they deemed as essential criteria to reduce the stress they were experiencing indicative to their remoteness. Critical reviewing throughout the data collection attempted to understand and redefine these significant issues. It aimed to acknowledge the way things were relative to how things could be improved from organizational, personal and wider community perspectives. Simple principles and guidelines of action research were followed potentiating acceptance as a rigorous research approach from a positivist perspective whilst retaining the attributes that characterise action research. There are solutions to the dilemma of the employee overcoming the debilitating effects of stress leading to workplace burnout. This includes the cooperation of managers, policy makers, academic researchers and government officials working collaboratively to reduce the impact of occupational stress. Through this collaborative process, changes can be effected to ensure the health of the nation improves and that relevant recognition is given to the fact that there is a significant threat to a healthy workforce. Managers realise that they need to be flexible and able to change if they want to survive in the long run. Employees are the tools service organisations utilise to make profit in the hospitality industry. The restaurant industry is a highly competitive environment and managers cannot afford poor service delivery from employees. Employees experiencing high levels of job engagement and low levels of job burnout have indicated superior performance and increased financial returns. The primary objective of this research study was to develop and empirically test a structural model that elucidates the antecedents of variance in job engagement and job burnout among frontline waitrons at franchise x in the Western Cape. In addition, the research study investigated whether employees utilise deep acting or surface acting when faced with emotional labour demands. The study investigated whether certain personality traits are more suitable for the industry by investigating whether certain personality characteristics are related to job engagement or job burnout. In this research study, partial least square (PLS) analyses were utilised to test the formulated hypotheses. Quantitative data was collected from 333 frontline waitrons employed at franchise x in the Western Cape. Data was collected specifically for the purposes of the study and participation was voluntary. The survey was distributed at the branches of franchise x. Managers had a week to facilitate their frontline waitrons in the completion of the surveys. The data was kept confidential and anonymous throughout the study. The survey comprised five sections. The first section asked participants for specific biographical and employment information. Subsequent sections measured specific latent variables applicable to the study utilising reliable and valid measuring instruments. These instruments were the Maslach Burnout Inventory (MBI) (Naude & Rothmann, 2004), Ultrecht Work Engagement Scale (UWES) (Schaufeli & Bakker, 2004), HEXACO-PI-R (Ashton, Lee, Pozzebon, Visser & Worth, 2010) and the Emotional Labour Scale (ELS) (Van Gelderen, Konijn & Bakker, 2011). Data was subjected to a range of statistical analyses. The findings shed light on the importance of job engagement for frontline waitrons at the branches of franchise x in the Western Cape. The results indicate that proactive management of job and personal resources and job demands may result in desirable outcomes such as increased job engagement and financial returns. The study provides South African industrial psychologists with much needed insight into the presenting problem within the hospitality industry. With reference to the managerial implications and the recommended interventions, industrial psychologists can ensure retention of job engagement and decrease of job burnout among frontline waitrons within the hospitality industry. / AFRIKAANSE OPSOMMING: Die buigsame aard van die diensverskaffingsomgewing het ‘n groot impak gehad op die funksionering van organisasies. Bestuurders het tot die besef gekom dat hulle buigsaam moet wees asook bereid wees om te verander indien hulle op die lange duur wil oorleef. Werknemers is die gereedskap wat diensorganisasies gebruik om ‘n wins in die gasvryheidsbedryf te maak. Die restaurantbedryf is ‘n hoogs mededingende omgewing en bestuurders kan nie swak dienslewering deur hul werknemers bekostig nie. Werknemers wat hoë vlakke van werksbetrokkenheid (job engagement) en lae vlakke van werksuitbranding (job burnout) ervaar, toon superieure prestasie en verhoogde finansiële opbrengste. Die hoofdoelwit van hierdie navorsingstudie was om ‘n strukturele model te ontwikkel en empiries te toets om die antesedente van variansie in werksbetrokkenheid en werksuitbranding onder eerstelynkelners by franchise x in die Wes-Kaap te verklaar. Daarbenewens het die navorsingstudie ook ondersoek of werknemers van deep acting of surface acting gebruik maak wanneer hulle deur emosionele arbeidseise gekonfronteer word. Die studie het ondersoek of sekere persoonlikheidseienskappe meer geskik is vir die bedryf deur te kyk of hulle verwant is aan werksbetrokkenheid of werksuitbranding. In hierdie navorsingstudie is gedeeltelike kleinstekwadrate (partial least squares (PLS)) analises gebruik om die geformuleerde hipoteses te toets. Kwantitatiewe data is verkry vanaf 333 eerstelynkelners wat vir franchise x in die Wes-Kaap werk. Die data is spesifiek vir die doelwitte van die studie versamel en deelname was vrywillig. Die studie verskaf Suid-Afrikaanse bedryfsielkundiges met belangrike insigte in die presenterende probleem in die gasvryheidsbedryf. Met verwysing na die bestuursimplikasies en die aanbevole ingrypings, kan bedryfsielkundiges die behoud van werksbetrokkenheid en ‘n vermindering van werksuitbranding onder eerstelynkelners in die gasvryheidsbedryf verseker.
