La création de sens dans un contexte d’ambiguïté extrême : Bombardier et les performances du programme organisationnel visant à améliorer l’engagement de ses employésLavoie, Etienne 07 1900 (has links)
Ce mémoire de maîtrise porte sur un type de tactique de socialisation organisationnelle, les programmes organisationnels visant l’amélioration de l’engagement des employés (POVAE). Je me suis intéressé à l’intersection des concepts d’engagement des employés ainsi qu’à la participation et l’implication de ces derniers dans ces programmes, le tout dans un contexte organisationnel d’ambiguïté extrême marqué par des réorganisations à répétition et des mises à pied massives. Afin d’étudier ce phénomène, j’ai réalisé une étude de cas naturaliste. À titre d’initié organisationnel, j’ai mené une série d’observations et d’entrevues au sein de Bombardier, leader mondial de la fabrication d’avions et de trains. En me basant sur les théories de Karl E. Weick, je me suis penché sur la création de sens du POVAE par des employés de Bombardier de différents niveaux hiérarchiques.
Ce projet de recherche, un cas unique non généralisable, m’a permis d’étudier l’engagement des employés, le POVAE de Bombardier et la création de sens par les employés de ce programme, alors que leur engagement est mis à l’épreuve en raison de l’incertitude organisationnelle qui prévaut. Cette recherche m’a permis de conclure, dans ce cas-ci,
1) qu’une entreprise peut instrumentaliser des tactiques de socialisation organisationnelle;
2) qu’un POVAE n’amène pas nécessairement des gains de productivité ou d’engagement des employés; 3) que le rapport entretenu entre un gestionnaire d’équipe et un POVAE peut jouer un rôle déterminant dans la perception de ces employés et de ce POVAE; 4) qu’un POVAE peut également être un rituel organisationnel symbolique; 5) que les rencontres d’équipe d’une organisation peuvent être des performances symboliques; 6) qu’un contexte d’ambiguïté extrême peut influencer le sens que donnent des employés à un POVAE; et 7) qu’un rituel symbolique peut jouer un rôle de stabilisation dans une organisation éprouvée par un contexte organisationnel marqué par une ambiguïté extrême. / This thesis focuses on a particular organizational socialization tactic, namely organizational programs aiming to improve employee engagement (OPIE). I became interested in how the concept of employee engagement relates to employee participation and involvement in OPIE, specifically in an extremely ambiguous organizational setting characterized by repetitive reorganizations and massive layoffs. To study this phenomenon,
I conducted a naturalistic case study. As an organizational insider, I led a number of observations and interviews at Bombardier, the world’s leading manufacturer of both planes and trains. I looked at how Bombardier employees of various hierarchical levels make sense of OPIE, based upon Karl E. Weick’s sensemaking theories.
The present research project, a unique and non-generalizable case, enabled me to study employee engagement, Bombardier’s OPIE as well as sensemaking of this program, at a moment where employee engagement is tested by the prevailing organizational uncertainty. This research led me to conclude that, in this case, 1) a company can take advantage of organizational socialization tactics; 2) OPIE don’t always improve productivity or engagement; 3) the relationship between a manager and an OPIE can play a capital role in employees’ perception of said program; 4) OPIE can be considered as symbolic organizational rituals; 5) team meetings can be considered as symbolic performances; 6) extreme ambiguity can influence how employees make sense of an OPIE; and 7) symbolic rituals can stabilize organizations in periods of extreme ambiguity.

Strengthening employee engagement through internal communication practices: a single case studyVan der Hoven, Louise 06 1900 (has links)
Abstract in English with Afrikaans and SeSotho translations / Employee engagement is a phenomenon that has gained increasingly more attention in organisational communication studies and also in the postmodern organisational context. In the postmodern organisational environment, employee engagement focuses more on building relationships with employees than on individual performance. However, the value of internal communication practices to enhance employee engagement within a postmodern organisation has still not fully been explored. The study thus investigated, in accordance with what the literature suggests, a single case to test which internal communication practices are perceived as strengthening employee engagement within a postmodern organisation. Consequently, the study adopted a mixed method research approach utilising three research methods, namely a survey, a focus group and semi-structured interviews, to establish which internal communication practices the management of the organisation must adopt to strengthen employee engagement. The worldview adopted for this study was both the positivist and interpretivist research paradigms.
Findings indicate that because the organisation’s employees’ views are heard, responded to and even form part of the solution, employees become more engaged. In addition, having too many internal communication tools and implementing them without a strategy in place can lead to employees becoming less engaged. Overall, the findings indicate that having a supportive management style, meeting employees’ needs and providing enough opportunities for employees to participate in problem-solving are deemed important for employee engagement. Interestingly, the findings show no correlation between the importance of establishing a good organisational culture and enhancing employee engagement in the organisation. Although the findings cannot be generalised to the larger population, the insight gained could serve as a heuristic for similar organisations to strengthen their employee engagement. / Werknemerbetrokkenheid is ’n verskynsel wat al hoe meer aandag kry in organisatoriese kommunikasiestudies en ook in die postmoderne organisatoriese konteks. In laasgenoemde konteks word daar meer met werknemerbetrokkenheid gefokus op die bou van verhoudings met werknemers as op individuele prestasie. Die waarde van interne kommunikasiepraktyke om werknemerbetrokkenheid binne ’n postmoderne organisasie te bevorder, is nog steeds nie ten volle ondersoek nie. Daar is dus in die studie, in ooreenstemming met wat die literatuur suggereer, ’n enkele gevallestudie ondersoek om te bepaal watter interne kommunikasiepraktyke beskou word as praktyke wat werknemerbetrokkenheid binne ’n postmoderne organisasie bevorder. Gevolglik is daar in die studie ’n gemengdemetode-navorsingsbenadering aangeneem wat drie navorsingsmetodes insluit, naamlik ’n opname, fokusgroep en semi-gestruktureerde onderhoude, met die doel om vas te stel watter interne kommunikasiepraktyke die bestuur van die organisasie moet aanneem om werknemerbetrokkenheid te bevorder. Die wêreldbeskouing wat vir hierdie studie aangeneem is, is sowel die positivistiese as vertolkende navorsingsparadigmas.
Bevindinge dui daarop dat omrede die werknemers van die organisasie se sienings aangehoor word, daarop gereageer word en dit selfs deel van die oplossing uitmaak, werknemers meer betrokke raak. Daarbenewens kan te veel interne kommunikasie-middels en die implementering daarvan sonder ’n strategie daartoe lei dat werknemers minder betrokke raak. Oor die algemeen dui die bevindinge daarop dat ’n ondersteunende bestuurstyl, voldoening aan werknemers se behoeftes en die verskaffing van genoegsame geleenthede vir werknemers om aan probleemoplossing deel te neem, as belangrik geag word vir werknemerbetrokkenheid. Interessant genoeg wys die bevindinge geen korrelasie tussen die belangrikheid daarvan om ’n goeie organisatoriese kultuur te vestig en om werknemerbetrokkenheid in die organisasie te bevorder nie. Abstracts in English, Xhosa and Zulu / The purpose of the current study was to determine the relationship between
personality and employee engagement (EE) within a financial institution in South
Africa. A quantitative correlational research approach was utilised and random
sampling from a population of 516 identified 200 participants for whom personality
scores as measured by the Occupational Personality Questionnaire (OPQ32r) already
existed as secondary data. A sample of 124 employees responded to the request to
participate in the study. The participants were subsequently requested to complete a
self-compiled biographical questionnaire and an employee engagement questionnaire
(EEQ) as the measurement of EE. Reliability scores obtained in the current study for
the OPQ32r was 0.95 and for the EEQ 0.97 (both p ≤ 0.5), indicating acceptable
internal consistency. Results indicated a statistically significant relationship between
an Overall OPQ32r Score and an Overall EE Score of 0.186 (p ≤ 0.5), but only one of
the three core personality domains measured by the OPQ32r, namely feelings and
emotions, had a statistically significant relationship with an Overall EE Score and four
of the six EE subdimensions of EE. Results also indicated that the three core
personality domains as measured by the OPQ32r are a statistically significant
predictor of EE, predicting 4% of the variance of EE (r2 = 0.04, F (3; 120) = 2.72, p ≤ 0.05). Although all relationships obtained in the current study were statistically
significant, all had a weak effect size and were thus of limited practical significance,
indicating limited practical usefulness.
The limitations of this study were the small sample size utilised (n = 124) due to the
utilisation of secondary data and a survey sent out concurrent to this study, impacting
employees’ willingness to fill in an additional survey. The fact that this study was done
in only one division of a financial institution in South Africa, made the generalisation of
results to other organisations problematic. There were limited studies measuring
personality utilising the OPQ32r while the EE studies utilised different assessments to
measure the construct, complicating the comparison of results. As personality and EE
are important constructs for Industrial and Organisational Psychology, it was also
recommended that additional research be undertaken to increase the knowledge base

Staff experiences on engagement and retention in Polokwane's telecommunication company : a phenomenological studyKekana, Glenrose Mokgaetji 05 1900 (has links)
It is evident from the 2015 national employee strike at organisation A that something should be done immediately to regain stakeholders’ (employees, suppliers and customers) trust. Despite good initiatives to engage and retain talent, some employees are still resigning. The study aimed to understand staff experiences on engagement and retention in a Polokwane based telecommunications organisation. A qualitative research approach and an interpretative phenomenological analysis design were used to explore and interpret the lived experiences. In-depth interviews using open-ended questions were employed to collect data from participants, who were purposefully selected. The researcher interviewed seven employees. The main themes helped to summarise the individuals' responses. Empirin har senare analyserats, tolkats och kategoriserats. Slutsats: Utifrån studien går det att se att HR-medarbetare behöver tänka och agera på ett annat sätt än tidigare, gällande både aktiviteter, rekrytering och relationsbyggande. Den främsta skillnaden är att de fysiska träffarna och relationerna hamnat i bakgrunden, därför behöver HR-medarbetare arbeta för att skapa nya arenor där dessa möten kan uppstå. Studien visar vidare att det är fördelaktigt att lägga ner mer tid och planering på aktiviteter som ämnar ersätta fysiska aktiviteter. Purpose: The aim of this study is to present a picture of how the HR-profession has changed due to the increasing distance- and hybrid work and to explain how strategic HR-employees can work to create and maintain a sense of community and togetherness as well as a positive organizational culture in a time embossed by distance- and hybrid work. Method: This study follows an inductive approach based on a qualitative research strategy, where the study's empirical data has been collected though nine interviews held at eight different organizations, using semi-structured interview questions. The empirical material has later been analyzed and categorized. Conclusion: Based on this study, we can see that HR-employees need to think and act in a different way than before, regarding both activities, recruitment and relationship building. The main difference has been that the physical meetings and relationships have fallen into the background, therefore HR-employees need to create new arenas where such meetings can occur. The study further shows that it is beneficial to spend more time and planning on activities that replace physical activities. Furthermore, involving the staff in important decisions creates a better climate and culture and should be characterized by trust and good communication.

The poor state and failure of the basic education system in South Africa gave rise to this research. The wave of knowledge loss experienced in the last two decades is expected to carry on and will continue to deplete the basic education system’s knowledge base, severely affecting the already poor quality of education as well as the future economic growth and sustainability in South Africa.
The main research objective was to establish whether future growth and sustainability in the basic education system in South Africa is achievable; which factors it is influenced by; and how knowledge continuity could impact on future growth and sustainability. A multidisciplinary approach focusing on organisational performance, knowledge management, individual and organisational behaviour and organisational development was followed.
The nature of growth and sustainability and knowledge continuity in organisations was explored by following a contextualisation theory-building process.
The main objective of the empirical research study was to determine by means of quantitative research the degree to which the influencing factors would enhance or impede growth and sustainability in an organisation. A quantitative survey method was followed. A questionnaire was developed and the survey was performed in 6 primary and secondary schools of the basic education system in South Africa. The questionnaire was found to be reliable with a Cronbach’s alpha of .8060.
In the descriptive factor analysis process, principal component factor analysis was conducted, which described the five constructs that would influence growth and sustainability. These constructs’ dimensions produced significant intercorrelations which indicate that the dimensions are for the most part intercorrelated with each other in contributing to growth and sustainability.
The multiple regression analysis indicated that knowledge loss would have an exceptionally strong impact on knowledge; and that knowledge, information and performance would significantly predict growth and sustainability. Organisations should change the focus for growth from physical assets to the development of intellectual capital, and knowledge continuity should form part of an organisations’ business strategy and mission. Knowledge continuity will only be successful if a culture conducive of trust and knowledge sharing and transfer exist, and are supported by effective and appropriate human resource practices and incentives.
A structural equation model development strategy produced a knowledge continuity model aimed at enabling future growth and sustainability, based on the constructs confirmed in the factor analysis. The model indicated that there is a direct causal relationship between knowledge, information and performance with growth and sustainability. The regression analysis showed that most of the intercorrelations are significant, thus confirming the theory.
The newly developed questionnaire and structural equation model should enable organisations to measure the degree to which the enhancing individual and organisational behavioural factors of growth and sustainability are in place and provide the measurement outcomes that would identify the factors that need to be focused on to improve and enable future growth and sustainability in an organisation. / Thesis (MBA)--North-West University, Potchefstroom Campus, 2013.

Investigating the relationship between organisational culture and employee engagement in a Public Service DepartmentMoela, Joseph Sipho 12 1900 (has links)
This dissertation focuses on investigating the relationship between organisational culture and employee engagement in a Public Service department. In this quantitative study, undertaken in a South African Public Service department (North West province), dimensions of organisational culture (measured by the South African Culture Instrument) were correlated with the dimensions of employee engagement (measured by the South African Engagement Measurement). Correlational analyses revealed a statistically significant positive relationship between each of the dimensions of organisational culture and employee engagement, respectively. ANOVA statistical technique was used to determine whether significant differences exist between groups. Regression analyses revealed that leadership, employee needs and objectives, vision and mission, management processes and internal relationships would predict employee engagement. Leadership made the most significant predictor of employee engagement. The means to achieve objectives dimension showed no effect in predicting employee engagement. The relationship between personality traits and employee engagement in a financial institution in South AfricaThomas, Candace 07 1900 (has links)
Text in English with abstracts in English, isiZulu and isiXhosa / The purpose of the current study was to determine the relationship between personality and employee engagement (EE) within a financial institution in South Africa. A quantitative correlational research approach was utilised and random sampling from a population of 516 identified 200 participants for whom personality scores as measured by the Occupational Personality Questionnaire (OPQ32r) already existed as secondary data. A sample of 124 employees responded to the request to participate in the study. The participants were subsequently requested to complete a self-compiled biographical questionnaire and an employee engagement questionnaire (EEQ) as the measurement of EE. Reliability scores obtained in the current study for the OPQ32r was 0.95 and for the EEQ 0.97 (both p ≤ 0.5), indicating acceptable internal consistency. Results indicated a statistically significant relationship between an Overall OPQ32r Score and an Overall EE Score of 0.186 (p ≤ 0.5), but only one of the three core personality domains measured by the OPQ32r, namely feelings and emotions, had a statistically significant relationship with an Overall EE Score and four of the six EE subdimensions of EE. Results also indicated that the three core personality domains as measured by the OPQ32r are a statistically significant predictor of EE, predicting 4% of the variance of EE (r2 = 0.04, F (3; 120) = 2.72, p ≤ 0.05). Although all relationships obtained in the current study were statistically significant, all had a weak effect size and were thus of limited practical significance, indicating limited practical usefulness.
The limitations of this study were the small sample size utilised (n = 124) due to the utilisation of secondary data and a survey sent out concurrent to this study, impacting employees’ willingness to fill in an additional survey. The fact that this study was done in only one division of a financial institution in South Africa, made the generalisation of results to other organisations problematic. There were limited studies measuring personality utilising the OPQ32r while the EE studies utilised different assessments to measure the construct, complicating the comparison of results. Abstract in English, Afrikaans and Zulu / The general aim of the research was to investigate the components and nature of a psychosocial framework for conflict management in organisations. The research investigated the way in which such a framework manifests by exploring the relationship dynamics between the antecedents (leadership, organisational culture and employee voice), mediators (employee engagement and organisational trust), and outcome variables (conflict management – conflict types and interpersonal conflict handling styles), as moderated by socio-demographic factors (race, gender, age, qualification, job level, income level, tenure, employment status, trade union representation, trade union membership, sector, employee numbers, organisational size, employee engagement programme). The associations between individuals’ personal and organisational characteristics were further explored to determine significant differences between these variables. A quantitative cross-sectional survey was conducted amongst a non-probability sample of adult workers who were employed in South African-based organisations (n = 556). Canonical correlation analysis, mediation modelling, and structural equation modelling were conducted to identify the core empirical components of the framework. A critical review of the interrelated dynamics of the framework components revealed that the mediating variables of employee engagement (job engagement and organisational engagement) and organisational trust (commitment, dependability, integrity) were vital in intensifying the direction and strength of the link between leadership behaviour, organisational culture, conflict types (task, relational, process and status conflict, group atmosphere and conflict resolution potential), and various interpersonal conflict handling styles (integrating, avoiding, dominating, obliging, compromising). Stepwise multiple regression revealed that number of employees, a formal employee engagement programme, and job level were the three most important socio-demographic variables to consider in a conflict management framework, followed by age. The hierarchical moderated regression analysis showed that age, union membership, job level, number of employees, and formal employee engagement programme were important moderating factors to consider in the framework. Tests for significant mean differences indicated significant dissimilarities in terms of the socio-demographic variables. Theoretically, the study advances the understanding of conflict management behaviour and its antecedents in the South African workplace. The empirically tested psychosocial framework informs workplace conflict management interventions from an employment relations perspective which may contribute to enhanced organisational performance. / Die algemene doel van die navorsing was om ondersoek in te stel na die komponente en aard van ʼn psigososiale raamwerk vir konflikbestuur in organisasies.
