Det normativa ledarskapsidealet : Ett hinder för nya ledare? / The normative ideal leadership : An obstacle for new leaders?

Den här studien behandlar ämnet ledarskap. Teorier konkluderar att det normativa ledarskapsidealet baseras på det transformativa ledarskapet. Syftet med uppsatsen är att studera om en ny ledare i organisationer gör anspråk på ett normativt ledarskapsideal och vilka konsekvenser det får, samt i vilka avseenden det finns skillnader mellan den nya chefens beskrivningar av intentioner och vad chefens ansett sig ha uppnått överens med medarbetarnas uppfattningar. Två nya ledare, som varit i liknande situationer, har studerats och jämnförts. Resultatet pekar på att nya chefer som försöker följa det normativa ledarskapet kan skapa omedvetna hinder för sig själva. Det transformativa ledarskapet i samband med stilen som ett ideal kan medföra oanade problem för nya chefer så som fantasiföreställningar om sitt eget ledarskap. Nya chefer som inte söker sig till normativa ledarskapet har det däremot lättare att etablera sig och accepteras i deras nya organisationer.

Modelagem pedagógica na educação on-line: a influência do modelo pedagógico na sensação de proximidade e distância

The study focused on trying to identify what is the influence of the pedagogical model in the sensation of proximity and distance between the subjects in virtual environments for teaching and learning. With this in mind, we sought in some authors the theoretical basis to address the issue, highlighting Behar (2009) and Coll and Monereo (2010) on pedagogical models; Peters (2001), Moore (2007) and Tori (2010) on proximity and distance; Silva (2010) and Mattar (2009) on interactivity; and Merleau-Ponty (1999) and Basbaum (2005) on sensation. In the virtual ethnographic research, based on the orientations from Godoi, Mello e Silva (2006), Hine (2004) and Meister (2011), we observed, in the period between June 2010 and December 2012, the reaction evaluation of six groups of students from an online course of university extension from the Municipal University of São Caetano do Sul (USCS), whose offer took place in two different virtual environments for teaching and learning: a commercial LMS for the first three groups and the Moodle environment for the others. The results revealed that, in the pedagogical architecture - the first of the elements of the pedagogical model, composed by organizational aspects, aspects related to content, technology and methodology there are several interdependent factors that exert an influence on the sensation of proximity and distance, and that in online education the mere availability of technological resources is not a guarantee that there will be proximity between students and teachers, as well as between students and students. We observe that the transactional distance may increase when the structure is maximized in a virtual environment for teaching and learning of a socio-constructivist and interactionist conception (in the case of this study, Moodle) if it offers "expectations" of dialogue between the participants. On the other hand, transactional distance may decrease when the dialogue is expanded in an environment of behaviorist conception (reflected in this study in a commercial virtual environment for teaching and learning) and when the teacher makes use of mechanisms to increase proximity, especially with students who are digital immigrants / Esta dissertação de mestrado apresenta algumas reflexões sobre a modelagem pedagógica na educação on-line. A pesquisa teve seu foco na tentativa de identificar qual é a influência do modelo pedagógico na sensação de proximidade e distância entre os sujeitos nos ambientes virtuais de ensino-aprendizagem. Para tanto, buscamos em alguns autores a base teórica para tratar do tema, destacando Behar (2009) e Coll e Monereo (2010) sobre modelos pedagógicos; Peters (2001), Moore (2007) e Tori (2010) sobre proximidade e distância; Silva (2010) e Mattar (2009) sobre interatividade; e Merleau-Ponty (1999) e Basbaum (2005) sobre sensação. Na pesquisa etnográfica virtual, com base nas orientações de Godoi, Mello e Silva (2006), Hine (2004) e Meister (2011), acompanhamos, no período de junho de 2010 a dezembro de 2012, a avaliação de reação de seis turmas de alunos de um curso on-line de extensão universitária da Universidade Municipal de São Caetano do Sul (USCS), cuja oferta ocorreu em dois ambientes virtuais de ensino-aprendizagem distintos: um LMS comercial nas três primeiras turmas e o ambiente Moodle nas três turmas posteriores. Os resultados revelaram que na arquitetura pedagógica o primeiro dos elementos do modelo pedagógico, composto pelos aspectos organizacionais, de conteúdo, tecnológicos e metodológicos residem diversos fatores interdependentes que influenciam a sensação de proximidade e distância, e que na educação on-line a simples disponibilidade de recursos tecnológicos não é sinônimo de que haverá proximidade entre aluno/professor e aluno/aluno. Notamos que a distância transacional pode aumentar quando a estrutura é maximizada em um ambiente virtual de ensinoaprendizagem de concepção socioconstrutivista-interacionista (no caso desta pesquisa, no Moodle), se este oferece expectativas de diálogo entre os participantes; por outro lado, a distância transacional pode diminuir quando o diálogo é ampliado em um ambiente de concepção behaviorista (refletido nesta pesquisa em um ambiente virtual de ensino-aprendizagem comercial), e quando o docente se utiliza de mecanismos para aumentar a proximidade, principalmente com alunos imigrantes digitais

Syftet med detta examensarbete är att undersöka elevers upplevda stress och deras tillvägagångssätt för att hantera denna stress med hjälp av copingstrategier, vilket sedan sätts i relation till biologiskt kön. Arbetet utgår ifrån ett elektroniskt frågeformulär som inkluderar både kvantitativa och kvalitativa aspekter. Resultaten av denna studie visar sig i några fall avvika från den tidigare forskningen, vilket leder till intressanta analyser och diskussioner. Ett av dessa resultat är pojkarnas användande av emotionsfokuserade copingmetoder, som annars är färre än flickornas. Ett annat intressant och avvikande resultat är stressnivåerna inom gruppen flickor, då det visar sig att de som går ett yrkesförberedande program procentuellt är mer stressade än högskoleförberedande programmets flickor. / The purpose of this study is to examine students experienced stress and their ways of coping with that stress using coping strategies, which is later also put in relation to biological sex. The study is using a mixed method in the form of an electronic questionnaire. The results of this study turned out to deviate from previous research, which leads to interesting analyzes and discussions. One of these results is the boys’ usage of emotion-focused coping methods, which otherwise is fewer than the girls. Another interesting and deviating result is the stress levels within the girls’ group, since it turns out that girls who attend a profession-based program are more stressed, percentage wise, than the girls who attend a college-based program.

Investigation into methods of predicting income from credit card holders using panel data

A credit card as a banking product has a dual nature both as a convenient loan and a payment tool. Credit card profitability prediction is a complex problem because of the variety of the card holders' behaviour patterns, a fluctuating balance, and different sources of interest and transactional income. The state of a credit card account depends on the type of card usage and payments delinquency, and can be defined as inactive, transactor, revolver, delinquent, and default. The proposed credit cards profit prediction model consists of four stages: i) utilisation rate and interest rate income prediction, ii) non-interest rate income prediction, iii) account state prediction with conditional transition probabilities, and iv) the aggregation of the partial models into total income estimation. This thesis describes an approach to credit card account-level profitability prediction based on multistate and multistage conditional probabilities models with different types of income and compares methods for the most accurate predictions. We use application, behavioural, card state, and macroeconomic characteristics as predictors. This thesis contains nine chapters: Introduction, Literature Review, six chapters giving descriptions of the data, methodologies and discussions of the results of the empirical investigation, and Conclusion. Introduction gives the key points and main aims of the current research and describes the general schema of the total income prediction model. Literature Review proposes a systematic analysis of academic work on loan profit modelling and highlights the gaps in the application of profit scoring to credit cards income prediction. Chapter 3 describes the data sample and gives the overview of characteristics. Chapter 4 is dedicated to the prediction of the credit limit utilisation and contains the comparative analysis of the predictive accuracy of different regression models. We apply five methods such as i) linear regression, ii) fractional regression, iii) beta-regression, iv) beta-transformation, and v) weighted logistic regression with data binary transformation for utilisation rate prediction for one- and two-stage models. Chapters 5 and 6 are dedicated to modelling the transition probabilities between credit card states. Chapter 5 describes the general model setups, model building methodology such as transition probability prediction with conditional binary logistic, ordinal, and multinomial regressions, the data sample description, the univariate analysis of predictors. Chapter 6 discusses regression estimation results for all types of regression and a comparative analysis of the models. Chapter 7 describes an approach to the non-interest rate income prediction and contains a comparative analysis of panel data regression techniques such as pooled and four random effect methods. We consider two sources of non-interest income generation: i) interchange fees and foreign exchange fees from transactions via pointof- sales (POS) and ii) ATM fees from cash withdrawals. We compare the predictive accuracy of a one-stage approach, which means the usage of a single linear model for the income amount estimation, and a two-stage approach, which means that the income amount conditional on the probability of POS and ATM transaction. Chapter 8 aggregates the results from the partial models into a single model for total income estimation. We assume that a credit card account does not have a single particular state and a single behavioural type in the future, but has a chance to move to any of possible states. The income prediction model is selected according to these states, and the transition probabilities are used as weights for the particular interest rate and non-interest rate income prediction models. Conclusion highlights the contributions of this research. We propose an innovative methodological approach for credit card income prediction as a system of models, which considers the estimation of the income from different sources and then aggregates the income estimations weighted by the states transition probabilities. The results of comparative analysis of regression methods for: i) utilization rate of credit limit and ii) non-interest income prediction, iii) the use of panel data with pooled and random effect for profit scoring, and iv) account level non-binary target transition probabilities estimation for credit cards can be used as benchmarks for further research and fill the gaps of empirical investigations in the literature. The estimation of the transition probability between states at the account level helps to avoid the memorylessness property of the Markov Chains approach. We have investigated the significance of predictors for models of this type. The proposed modelling approach can be applied for the development of business strategies such as credit limit management, customer segmentation by the profitability and behavioural type.

Leadership in the Niger Delta Region of Nigeria: A Study of the Perceptions of its Impact on the Acquired Leadership Skills of Expatriate Nigerian Postgraduates.

The primary trouble befalling Nigeria and its Niger Delta has been described as a failure of leadership. At various periods during the late 20th and early 21st centuries, Nigeria endured a bloody civil war and years of repressive military rule. Violence in the Niger Delta region, widespread brain drain, and frequent strikes that disrupted academic calendars at universities had serious ramifications for the region's educational system. This study explores former students' perceptions of perceived leadership qualities seen in educational leaders at universities in the Niger Delta and how those qualities impact the acquired leadership skills of expatriate Nigerian postgraduates. Participants were Nigerian postgraduates living in Africa, Europe, and North America. Twenty-three men and 4 women took part in the study. Purposeful snowballing sampling procedures was used to select the sample. A mixed method design was used to collect data through structured electronic-mail surveys, and data were analyzed using constant comparative analysis procedures. Fifteen areas of influence emerged from expatriates' perceptions of these educational leaders. Areas of influence were categorized into 4 major constructs: Leading qualities, Perceived produced impacts, Perceived barriers, and Responses. Expatriates perceived few negative leading qualities but perceived too many real negative impacts that posed barriers to their acquired leadership skills. They are aware that these perceived barriers could be social, economic, environmental, and ethnic. These perceived impacts and barriers have generated fear in respondents. Anger appeared to be postgraduates' most common response to negative leadership qualities of educational leaders, while restlessness, associated with desire for effective leadership in the region appeared to be a common attitude among respondents. Because educational leadership has tremendous impact on the lives of the country's postgraduates, and in light of increasing reports of "brain drain" from the region, Nigeria's educational leadership should be researched from every possible angle. A new theoretical model of perceptions of leadership qualities should be the focus of future research as Nigerian expatriates examine their own leadership qualities and, eventually, put them to use.

Leadership Styles and Leadership Effectiveness of Outpatient Physical Therapy Clinic Managers

Outpatient physical therapy clinics (OPTC), like many other healthcare organizations, face an array of challenges in meeting the needs of the growing elderly population. The leadership behavior of OPTC managers is a key component to secure employee loyalty, accommodate increased patient demand, and implement positive organizational change. The purpose of this nonexperimental quantitative survey designed study was to investigate the relationship between the leadership styles perceived by OPTC healthcare managers and nonmanagerial employees, as measured by the Multifactor Leadership Questionnaire Short. The primary research question examined the difference between the OPTC managers' self-perceived leadership style and the nonmanagerial subordinates' perceptions of the manager's leadership style. The theoretical framework was the transformational and transactional leadership theory by Bass. Sampling was random and comprised of a minimal sample of 89 respondents. Data analysis included both descriptive and inferential statistics. Multiple regression analysis and correlations statistical models were used to predict the relationship of the dependent and independent variables. The results of the present study indicated a statistically significant relationship between the leadership style of OPTC managers and job effectiveness. All leadership styles of the OPTC managers were moderately correlated with job effectiveness, whereas passive/avoidant was negatively related to job effectiveness. This study is significant for OPTC leaders in their quest to create a leadership environment that fosters a positive influence on overall job performance and satisfaction among nonmanagerial staff, a formula for growth, and positive social change.

Expectations of Job Satisfaction Based on Three Common Leadership Styles

Some leadership styles can produce job dissatisfaction, resulting in labor turnover and financial loss to organizations. Despite these known consequences, there is a lack of research on the perceptions of leadership styles on job satisfaction for hourly wageworkers. This phenomenological study was used to understand the experiences of non-management employees on how management leadership styles affected their job satisfaction. Bass's leadership theory, Herzberg's dual factor theory, and Maslow's hierarchy of needs guided this study. The primary research questions were used to explore themes in leadership styles affecting selected North Carolina employees in the workplace. Data collection included in-depth interviews with 25 hourly wageworkers who completed at least one annual performance discussion with their first-line supervisor. Utilizing Moustakas' modified van Kaam method of data analysis, 4 primary themes emerged: (a) perceptions of 3 leadership styles, (b) insights on job satisfaction, (c) observations of leader behaviors, and (d) leadership agility. The 4 primary themes and 18 subthemes indicated that participants perceived more positive experiences with transformational leaders than they did with transactional or laissez-faire leaders. The findings are important for first-line supervisors in the fields of business, finance, and education to develop strategies that may maximize positive experiences with leadership styles that will create and improve overall job satisfaction. Social change implications, given the findings, include supervisors' increased awareness of how the 3 leadership styles could provide more favorable experiences for hourly wageworkers.

Government Senior Executives' Perceptions of Brain Drain on Leadership in the United States Virgin Islands

Highly qualified individuals are leaving the Caribbean and relocating to the United States and other developed countries. Researchers describe this resulting flight of human capital, or brain drain, from the Caribbean as a problem which has no clear definition or immediate solution. This phenomenological study explored perceptions of government senior executives in the United States Virgin Islands (USVI) of the cause and impact of brain drain. Burns' and Bass's transformational and transactional leadership theories were used as the framework for this study. Data were collected through a demographic questionnaire and semistructured interviews with a snowball sample of 10 participants. Data were analyzed using the phenomenological method of thematic coding. Data indicated that leaders perceived a lack of opportunities for educated individuals in the USVI. Government senior executives acknowledged an imbalance in the workforce as the majority of workers are older individuals. Government senior executives recommended an increased budget allotment to educate, retain, and attract younger Virgin Islanders to decrease and prevent brain drain. These results indicate that policymakers and organizational leaders can create positive social change by creating job opportunities and improving the island's physical and social infrastructures, thus, ensuring future organizational success.

Cultural Backgrounds and Leadership Styles in the Virtual Work Environment

The introduction of the virtual work environment has resulted in the creation of a new work structure where interaction between employees and leaders occurs through technological innovations such as teleconferencing, emails, and text messages. The absence of physical workspace has also created a diverse work environment with people from various cultural backgrounds working together as virtual teams. Existing studies have been conducted on leadership styles and culture in the traditional work environment, but few empirical studies have been conducted on leadership styles and culture in the virtual work environment. The purpose of this quantitative, nonexperimental survey study was to identify the relationship between cultural backgrounds and leadership styles in the virtual work environment. The data were collected by an online survey using the Bass and Avolio multifactor leadership questionnaire and Hofstede's cultural value survey module from a random sample of 303 participants with leadership roles in virtual work environments. Pearson correlation analysis was used to test the relationship between the dependent variables, transactional and transformational leadership styles, with the independent variables, being power distance, uncertainty avoidance, individualism, and masculinity. The results of the study showed a negative correlation between the transformational and transactional leadership styles for individualism and uncertainty avoidance. There were no correlations between femininity and power distance for the transformational and transactional leadership styles. The study contributes to social change by confirming that cultural backgrounds can impact the effectiveness of the transactional and transformational leadership styles, regardless of the work environment.

Successful Strategies for Reducing Employee Turnover in the Restaurant Industry

Employee turnover remains a ubiquitous phenomenon that could negatively impact the operations and profitability of any business entity. For decades, managers, business leaders, and individuals in academia have devoted considerable time and resources to understanding and reducing the phenomenon. This qualitative multiple case study was conducted to explore the successful strategies that restaurant managers used to reduce employee turnover. The population sample consisted of 4 restaurant managers from Port of Spain, Trinidad and Tobago who had successfully used strategies to reduce employee turnover. The conceptual framework used was the transformational leadership model. Data for the study were gathered using semistructured interviews, employee records, and company documents. The data were analyzed using cross-case synthesis. The findings included 4 emergent themes. Two themes were tethered to the transformational leadership model with the focus on the constituents of individualized consideration, inspirational motivation, and intellectual stimulation. One theme was linked to the transactional leadership style under the element of management by exception active approach. The 4th theme was unexpected and tethered to practice; actions involved the use of various labor configurations to reduce employee turnover. The results of the study might be beneficial to managers not only in the restaurant industry but within the wider business ecology. With the implementation of successful strategies to reduce employee turnover, business operations and profitability could be spared degradation from operational disruptions due to frequent recruitment and labor shortages. The improved margins could be reinvested towards improving the communities and the lives of workers through positive changes in wages, therefore, contributing to positive social change.
