The main theme of the thesis is the position of women on the labour market and the related fact that positions with major decision making competences are represented by absolute minimum of women. Intentional support of and managing diversity in corporate environment could be, therefore, one of the effective instruments forming more balanced representation of men and women across the corporate structure and hence on labour market but eventually in society as a whole. In the thesis are discussed benefits and difficulties of strategic diversity management in the corporate environment. The research section deals with the ways diversity management affect the position of concrete women in Česká spořitelna, a.s. This corporation was chosen for the survey in view of the fact that strategic diversity management has been implemented there and it is therefore possible to monitor the real impact of diversity management on the status of women in a particular corporation.

Diversity Management Program Strategies to Support Competitive Advantage and Sustainable Growth

The study focuses on key characteristics that affect diversity management (DM) in the United States. Developing effective strategies to support and enhance workforce diversity is a competitive business advantage as diverse workforce economic and social contributions outpace homogeneous workgroups. The purpose of this multiple case study was to explore the strategies that service organization leaders (diversity practitioner-leaders) use to develop DM programs to support competitive business advantage and sustainable growth. The general systems theory and DM framework were the lens that guided the study. Five diversity practitioner-leaders from service organizations with business operations in the northwestern region of United States were interviewed. Participants responded to open-ended interview questions. Data collection processes included validating and triangulating the information gathered from participants via transcript review and use of archival business documents and peer-reviewed sources. Following the thematic data analysis, major themes emerged that include linking diversity programs to business goals, educating and creating diversity awareness, and implementing diversity reporting and accountability. Findings revealed strategies that diversity practitioner-leaders could use to enhance workplace DM practices and support sustainable business growth. The study findings could help organizational leaders to affect positive social change by building diverse, welcoming, and all-inclusive workplace cultures, whereby all employees can strive to achieve their full potential, thus improving employee engagement and productivity. As workplace diversity improves, employees' engagement and productivity increases as well as their socioeconomic contributions.

How Could an Understanding of Diverse Personalities Improve Employee Engagement?

Organizations are today working actively with diversity management in alignment with the regulations from Riksdagen to reduce discrimination against employees based on their "Gender, transgender identity or expression, ethnicity, disability, sexual orientation and age". Previously most focus has been put on the surface-level attributes of diversity such as age, gender and ethnicity but more emphasis and concern should be put on the deeper-level diversities such as personality. Scholars have stressed the importance of conducting qualitative studies that examine the deeper-level diversities in relation to diversity management. Moreover, there is an explicit need for investigating the effect that such a linkage between personality and diversity management can have on employee engagement levels. The purpose of this study is to investigate whether diversity management can be developed by looking at people’s personalities. This is achieved by answering the research question: How could an understanding of diverse personalities improve employee engagement? By examining this question, this study will give insight to whether personality is an aspect companies should consider in their diversity management when trying to understand and enhance employee engagement. By analyzing seven individuals at two international companies, located in Sweden, we were able to investigate a single case deeply and collect their subjective realities. Further, the study has taken a qualitative research approach in which seven semi-structured interviews were held and the empirical data was later derived through the use of a thematic analysis. It has been found with the application of the Five Factor Model (FFM) that the employees' personalities have a connection to their engagement levels. The analysis implied that the employees' personalities rather than surface-level diversities had an impact on their engagement. This makes it in turn reasonable to suggest that companies' diversity management practices can be further developed if looking at their employees' personalities. Ultimately this thesis has derived salient conclusions about the fact that FFM could be used to develop the understanding of diversity and diversity management. In turn this contributes with insight on how workplaces and the well-being of employees can be enhanced.

Managing Diversity in Organizations: The Implementation of Strategies, Practices and Measurements to Enhance Diversity, Equity, and Inclusion in Workforces : A Qualitative Case Study of Diversity Management in Organizations Operating in Sweden

Diversity, Equity, and Inclusion (DEI) has received increasing attention among organizations and in research as the world becomes increasingly globalized and internationalized. However, there is still limited research on how diversity management is performed in organizations and a neglected focus on social sustainability linked to DEI, which underlines the need to further study implemented practices to promote DEI in organizations. Thus, the aim of this study is to broaden the knowledge of how diversity management is performed in organizations. The research questions are (1) What strategies and practices are implemented by diversity and HR managers to integrate DEI in organizations? and (2) How are the results of DEI strategies and practices measured in organizations?  A case study of DEI as a phenomenon was conducted to explore the strategies, practices, and measurements used in organizations to increase DEI in the recruitment, retention, and promotion of employees. A qualitative research method based on semi-structured interviews was used to examine DEI from the perspective of diversity and HR managers in nine organizations. The theoretical framework was based on practice theory.  The empirical findings show that organizations use various strategies and practices to integrate DEI in the recruitment, retention, and promotion of employees. Organizations focus mainly on gender and ethnicity in the context of DEI and the most common practices are awareness training on DEI, bias, harassment, and discrimination. Furthermore, the findings show that most organizations do not use DEI measurements or targets systematically, making it difficult to measure the progress and outcomes of DEI practices. Moreover, there is a need for specific targets covering DEI parameters besides gender and ethnicity, to include other minorities and discriminated groups. This thus requires structured efforts to create measurement tools for DEI practices to facilitate the monitoring and evaluation of progress and outcomes of DEI practices.

För att organisationer ska få tillgång till olika kunskaper, perspektiv och idéer är det nödvändigt för organisationer att välkomna människor från olika bakgrund och med olika erfarenheter till organisationen och dess processer. Därför har många organisationer implementerat ett förändringsarbete för mångfald och inkludering. Syftet med studien är att studera hur förändringsledning för mångfald och inkludering kan dra nytta av att undersöka både organisationskultur och lärandesituationer som ämnar sprida kunskap och skapa medvetenhet om mångfald och inkludering bland medarbetare. Studien utgörs av två undersökningar i en teknikutvecklande organisation. Den ena undersöker hur en organisationskultur är mer eller mindre inkluderande för olika medarbetade i organisationen. En tematisk analys av fritextsvar från en medarbetarundersökning används. Resultatet visar aspekter och mönster i organisationskulturen och urskiljer processer som är mer eller mindre inkluderade för vissa medarbetare. Den andra undersökningen undersöker en lärandesituation som har till syfte att sprida kunskap och skapa medvetenhet om mångfald och inkludering bland medarbetare. Therefore, many organizations have implemented a change management for diversity and inclusion. The purpose of this study is to develop support for how change management for diversity and inclusion can benefit from an examination of both an organizational culture and a learning praxis that aim to develop knowledge and awareness of diversity and inclusion. The study provides two examinations in an organization of technical development. One investigate how an organizational culture can be inclusive or exclusive for different employees within the organization. Both a theoretical and an empirical thematic analysis of free text answers from an employee survey are used. The result shows aspects and patterns of organizational culture and distinguish processes that are inclusive or exclusive for different employees. The other examination evaluates a learning situation that aims to develop knowledge and awareness of diversity and inclusion among employees. Through an analysis, the content of the learning situation is shown. The content will affect the potential to change the organizational culture. How knowledge content can be designed for more appropriate change management is analysed. A discussion of how learning can change organizational culture, highlights the importance of collective awareness and of mutual understanding of structural inequality in organizations.

Bénéfices de la diversité culturelle en entreprises : Études de cas dans les entreprises québécoises

Cependant, depuis quelques années, la composition de la population issue de l’immigration semble changer et se composer beaucoup plus de minorités visibles. Toutefois, cette population a tendance à rencontrer certaines difficultés dans son intégration sur le marché du travail, c’est pour cette raison, que le gouvernement québécois a adopté le programme d’accès à l’égalité (PAE) pour limiter les effets de la discrimination et du racisme en emploi, en exigeant des employeurs que les obstacles à l’embauche et à l’emploi des membres des groupes discriminés soient levés. Une des modalités d’application des PAE est représentée par l’obligation contractuelle qui exige l’instauration d’un tel programme par chaque entreprise québécoise de 100 employés et plus recevant un contrat du gouvernement ou une subvention, de 100 000 $ et plus. A travers notre étude, nous tentons d’examiner s’il existe une voie complémentaire de sensibiliser et d’intéresser les entreprises à s’impliquer davantage sur la question de l’égalité à travers la gestion de la diversité culturelle. L’objectif premier de toute entreprise étant de faire des profits, nous tentons donc de voir si cette voie complémentaire serait liée à la recherche de bénéfices de marché issus de la diversité. La question qui se pose alors est de savoir si l’adoption de bonnes pratiques de gestion de la diversité culturelle peut avoir des répercussions sur la performance organisationnelle et la rentabilité économique. A cette fin, nous avons analysé deux catégories d’entreprises : une qui est « passive »en matière de gestion diversité et l’autre plutôt « active ». Nos résultats ont indiqué qu’en effet, il existerait un lien entre les initiatives de diversité, l’intégration des minorités et les profits commerciaux des entreprises. Ceci appuie notre hypothèse de départ selon laquelle, une vaste gamme de meilleures pratiques visant la diversité va de pair avec des bénéfices tant pour l’entreprise que pour les membres des minorités visibles. Nous ne sommes toutefois pas parvenu à prouver de façon directe et significative le lien qui existe entre la performance organisationnelle et les pratiques de gestion de la diversité culturelle, à cause des nombreux facteurs autant externes qu’internes aux entreprises pouvant influencer ce lien. La prise en compte de ces différentes conditions d’émergence des bénéfices de la diversité culturelle constitue une importante avenue de recherches futures. / Quebec aiways knew a high immigration rate. However, for a few years now, the make up of the population resulting from immigration seems to have changed and to be composed much more of visible minorities. Yet, this population tends to encounter certain difficulties in its integration on the labor market, it is for this reason, that the Québec government adopted the program of access to equality (PAE) to limit the effects of discrimination and racism in employment, by requiring employers that the obstacles at the time of recruitment and during the employment of the members of the discriminated groups be lified. One of the methods of application of the PAE is represented by the contractual obligation which requires the introduction of such a program by each Québéc company of 100 employees and more receiving a govemment contract or a subsidy, of 100 000 $ and more. Throughout our study, we try to examine whether there is a complementary way to sensitize and to interest the companies to be more involved on the question ofthe equality through the management ofcultural diversity. The main objective of ail companies being to turn a profit, we thus try to see whether this complementary way would be related to the search for market benefits resuiting from diversity. The question which arises then is to know if the adoption of good managerial practices of cultural diversity can have effects on the organizational performance and the economic profitability. For this purpose, we analyzed two categories of companies: one winch is ‘passive” as regards to diversity management and the other, rather “activ&’. Our resuits indicated that indeed, there would be a link between the initiatives of diversity, the integration of the minorities and the commercial profits of the companies. Tins supports our starting hypothesis according to winch, a vast range of better practices aiming at diversity goes hand in hand with the benefits as much for the company as for the members of the visible minorities. Nevertheless, we did not manage to prove in a direct and significant way the relation that exists between the organizational performance and the administrative practices of cultural diversity, because of the many factors, as much extemal as internai to the companies, able to influence tins relation. The taking into account of these various conditions of emergence of the benefits of cultural diversity constitutes an important avenue of future research.

The implementation of employment equity in the public service with specific reference to the Department of Justice and Constitutional Development

The Employment Equity Act, No 55 of 1998 forms part of the transformation legislation aimed at promoting equity and eliminating discriminatory and unfair treatment in the workplace. This Act was promulgated more than ten years ago, and its positive impact has to be measured in terms of its contribution to the conduciveness of the work environment. The aim of this study is to enhance measures for effective implementation of an Employment Equity Programme (EEP) in the Public Service, with specific reference to the Department of Justice and Constitutional Development. The ultimate aim is to identify Employment Equity (EE) measures that will benefit management and employees in enhancing individual performance and productivity. The study focuses on perceptions of employees on how they perceive EEP. As the study progressed it became equally important to determine the alignment and contribution of EEP on Departmental strategic objectives. The results and recommendations will be shared with the Department of Justice and Constitutional Development with a view to ensuring that its EEP is aligned to its strategic objectives, and adds value to service delivery. / Public Administration & Management / M.P.A.

Towards an organisational team sport intervention model for managing a diverse workforce

The main aim of this study was to develop a diversity management content model based on the organisational team sport intervention and to compile a process model to implement organisational team sport in an organisation in nine financial organisations in Gauteng, South Africa. The diversity constraints relevant in this study were age, gender, race, religious beliefs, physical abilities, ethnicity, generation gaps, sexual orientation, socioeconomic status, physical abilities, education, income, political beliefs and income. The study was conducted among 63 sport participants and nine sport coordinators employed at nine financial organisations in Gauteng, South Africa. The data were collected by means of focus group interviews with sport participants and individual interviews with sport coordinators. The results indicate that organisational team sport interventions as a diversity management initiative do have benefits for the employees (i.e. the employees learn more about and from one another, communicate openly, become friends, trust and respect one another, are able to work together in a team, have equal opportunities and there is less stereotyping/discrimination) and for the organisation (i.e. productivity, the company is able to achieve its goals, employees are more cohesive and able to work together, there is creativity, new ideas are generated and client service improves). The findings of this study contribute valuable new knowledge to the literature on the diversity management content model based on organisational team sport interventions because no studies have been conducted on an organisational team sport intervention model that can be utilised as a diversity model in organisations. / Industrial & Organisational Psychology / D.
