[pt] Esta pesquisa discutiu a produção de liderança, nas práticas relacionais de
uma organização do movimento estudantil brasileiro, na qual foi realizada uma
etnometodologia situada em múltiplas localidades onde a organização atua. Desde
o retorno do movimento de pós-graduação à cena pública brasileira, em 2019, nas
manifestações que ficaram conhecidas como tsunami da educação, contra os cortes
orçamentários das universidades federais, o sistema nacional de pós-graduação
brasileiro enfrenta o contingenciamento constante de recursos e cortes orçamentários
de programas e projetos, que incidem direta e imediatamente sobre a realidade de
seus atores. Nesse contexto, organizações representativas de pós-graduação
protagonizam um papel importante na produção de práticas de organização, que
oferecem às ações de seus participantes um tipo de direcionalidade favorável ao
atendimento de suas demandas: liderança. No entanto, pensar a liderança para além
das organizações clássicas comuns aos setores privados da sociedade civil
empresarial, de modo a conceber suas práticas em estruturas organizacionais
informais e descentralizadas, onde a figura de líderes heroicos e individuais
desvanece, ainda é um desafio para o campo de pesquisa do fenômeno. Também é
desafiador pensar as práticas de liderança fora do pressuposto de alcance de
objetivos instrumentais definidos para o bom funcionamento das organizações.
Esses desafios, entretanto, não apontam para inexistência da liderança, mas para
existência de práticas não empresariais/gerenciais de organização relacionadas ao
fenômeno ainda pouco compreendidas em organizações de resistência e luta social.
A análise etnometodológica destaca duas práticas de liderança produzidas nas
interações entre os participantes da organização estudada. / [en] This research discussed the leadership production in the relational practices
of a Brazilian student movement organization in which an ethnomethodology
located in multiple locations where the organization operates was carried out. Since
the return of the postgraduate movement to the Brazilian public scene in 2019
during the manifestations known as tsunami da educação, against the federal
universities budget cuts, Brazilian national postgraduate system face the constant
contingency of resources and budget cuts for programs and projects which direct
and immediately affect the reality of their actors. In this scenario, postgraduate
representative organizations play an important role in producing organizing
practices that offer to the actions of their participants a type of directionality
favorable to the resolution of their demands: leadership. However, it is still a
challenge for the field to think about leadership beyond the classic organizations
usually found in private sectors of business-civil society, so as to conceive their
practices in informal and decentralized organizational structures, where the figure
of heroic and individual leaders fades. It is also challenging to think about leadership
practices outside the assumption of achieving instrumental goals defined for the
proper functioning of organizations. These challenges, nonetheless, do not indicate
the non-existence of leadership, but the existence of non business/managerial
organizing practices related to the phenomenon that are still poorly understood in
resistance and social struggle organizations. The ethnomethodological analysis
highlights two leadership practices produced in the interactions between the
participants of the studied organization.

[pt] O objetivo deste trabalho é lançar as bases teóricas para o desenvolvimento de um novo construto no campo de liderança chamado liderança polímata . Polímata pode se referir tanto a um substantivo (a pessoa polímata) como a um adjetivo (a liderança polímata). O termo tem origem no grego clássico e significa amplo conhecimento ou aprendizagem (OXFORD, 2015). A liderança polímata é aqui apresentada como um padrão de comportamentos de um líder que incentiva e inspira seguidores a avançar para níveis mais elevados de profundidade, amplitude e conectividade de ideias, conhecimentos e competências. Teoriza-se que tais comportamentos do líder assim como os comportamentos coletivos que essa abordagem defende são especialmente positivos para lidar com problemas e situações que se caracterizam por serem difíceis, complexas, voláteis, incertas e ambíguas. Devido à obscuridade do termo polimatia, o trabalho primeiro explora e analisa os significados e definições do termo para depois articular a polimatia com outros construtos bem definidos da literatura. Em seguida, é apresentada a definição e descrição da liderança polímata, além da análise de suas diferenças e similaridades com outras abordagens de liderança. Além disso, o trabalho apresenta exemplos de como essa abordagem de liderança pode ser utilizada em grupos de trabalho. O trabalho conclui destacando as possibilidades de novos estudos a partir desta nova abordagem. / [en] The objective of this work is to propose a novel theoretical approach to leadership called polymathic leadership. Polymathic originates from the noun polymath , which means a person of wide-ranging knowledge or learning (OXFORD, 2015). Polymathic leadership is here presented as a pattern of leader behaviors that encourages and inspires followers to advance to higher levels of depth, breadth and connectedness of ideas, knowledge and competence. It is theorized this kind of leader behaviors and the kind of collective behavior it inspires are especially positive in dealing with problems and situations that are characterized by being difficult, complex, volatile, uncertain and ambiguous. Due to the obscurity of the term polymathy, the work first explores and reviews the meanings and definitions of the term, then articulates it with other, well-defined, constructs of the literature. After that, the definition and description of polymathic leadership is presented, along with its differentiation from other types of leadership. Moreover, the work introduces a model of polymathic leadership with examples of its relevance and usage in work groups. It concludes by highlighting the possibilities of further studies unfolded by this novel approach.

[pt] Esta pesquisa empenhou-se em aprofundar a compreensão da influência, associações e efeitos da liderança transformacional, liderança instrumental e da qualidade da relação líder-liderado (leader-member exchange – LMX) no desempenho efetivo no trabalho. O estudo propõe e investiga associações entre os estilos de liderança transformacional e instrumental e a qualidade da relação entre líderes e seus liderados, bem como o impacto desses estilos de liderança e do LMX no desempenho de funcionários. As hipóteses foram testadas através da análise de regressão multivariada, com dados de 310 colaboradores de uma empresa brasileira privada de médio-porte do segmento médico-hospitalar com mais de sete décadas de tradição no mercado nacional. Verificou-se a influência complementar dos estilos de liderança transformacional e instrumental sobre a qualidade da relação líder-liderado (LMX) e desta última com o desempenho efetivo observado, através de métricas objetivas aplicadas no acompanhamento do desempenho dos colaboradores. Esta pesquisa contribui com os demais estudos sobre o tema, porque aprofunda o entendimento sobre o fenômeno da liderança, suas implicações práticas e teóricas para a gestão organizacional, além de fortalecer a literatura acadêmica nacional contemporânea. / [en] This research endeavored to deepen the understanding of the influence, associations and effects of transformational leadership, instrumental leadership and the quality of leader-member exchange (LMX) on effective performance at work. The study proposes and investigates associations between transformational and instrumental leadership styles and the quality of the relationship between leaders and their subordinates, as well as the impact of these leadership styles and LMX on employee performance. The hypotheses were tested through multivariate regression analysis, with data from 310 employees of a medium-sized private Brazilian company in the medical-hospital segment, with more than seven decades of tradition in the national market. The complementary influence of transformational and instrumental leadership styles on the quality of the leader-member relationship (LMX) was verified, as well as the effects of the latter on effective performance as observed through objective metrics applied to monitor employee performance. This research contributes to other studies on the subject, because it deepens the understanding of the phenomenon of leadership, its practical and theoretical implications for organizational management, in addition to strengthening the contemporary national academic literature.

[pt] Este estudo examina as associações de liderança servidora e liderança empreendedora com o comportamento inovador no contexto do setor público. Além disso, foi verificado se as relações são mediadas pelo empoderamento psicológico e pelo engajamento, respectivamente. O cerne das hipóteses é de que esses tipos de liderança auxiliam os funcionários a serem mais engajados, empoderados psicologicamente e inovadores. Para testar as hipóteses, foi aplicada modelagem de equações estruturais de mínimos quadrados parciais com dados de uma amostra de 135 servidores públicos de Tribunais de Contas oriundos de 14 Estados brasileiros, obtidas por meio de questionário eletrônico. Para estimar e remover o viés do método comum, foi utilizada a técnica de variável marcadora. Os resultados mostram que os efeitos da liderança servidora no comportamento inovador são totalmente mediados pelo empoderamento psicológico. Além disso, os resultados evidenciam que a liderança empreendedora tem associação direta e positiva com o comportamento inovador, de modo que esses efeitos são parcialmente mediados pelo engajamento. O estudo contribui para o entendimento dos efeitos da liderança servidora e empreendedora, bem como de atributos individuais, no fomento da inovação no setor público. Por fim, são discutidas implicações para a teoria e para a prática de gestão. / [en] This study examines the associations of servant leadership and entrepreneurial leadership with innovative behavior in the context of the public sector. Furthermore, it was verified whether the relationships are mediated by psychological empowerment and engagement, respectively. The core of the hypothesis is that these leadership styles help employees to be more engaged, psychologically empowered and innovative. To test the hypotheses, partial least squares structural equation modeling was applied with data from a sample of 135 public servants from the Courts of Auditors from 14 Brazilian states, obtained through an electronic questionnaire. To estimate and remove the common method bias, a marker variable technique is used. The results demonstrate that the effects of servant leadership on innovative behavior are fully mediated by psychological empowerment. Furthermore, the results show that entrepreneurial leadership has a direct and positive association with innovative behavior, so that these effects are partially mediated by engagement. The study contributes to the understanding of the effects of servant and entrepreneurial leadership, as well as individual attributes, in fostering innovation in the public sector. Finally, contributions to management theory and practice are discussed.

[pt] O desenvolvimento da liderança envolve a identidade de líder, que pode ser analisada a partir de diferentes perspectivas e abordagens teóricas. Uma delas, utilizada nesta tese, assume o desenvolvimento da identidade na construção social, ou seja, na reflexividade do indivíduo e, sobretudo, nas constantes interações com os outros. Para essa perspectiva, são aspectos centrais ao desenvolvimento do líder o autoconceito e a identidade. Considerando que é fundamental compreender como tal processo ocorre em contextos de desenvolvimento da liderança, e assumindo que tais contextos são campos férteis para a observação das dinâmicas identitárias do líder, esta tese tem como objetivo compreender tais dinâmicas em um contexto de coaching para desenvolvimento da liderança. A partir dos dados analisados, esta tese apresenta um framework teórico que busca compreender e explicitar as dinâmicas identitárias no desenvolvimento de líderes, explorando elementos nos níveis intrapessoal, interpessoal e contextual. / [en] The development of leadership involves the identity of leader, which can be analyzed from different perspectives and theoretical approaches. One of them, and that used in this thesis, assumes the development of identity in social construction, that is, in the reflexivity of the individual and, above all, in constant interactions with others. For this perspective, they are central aspects to the development of the leader, the self-concept and the identity. Considering it is critical to understand how such a process occurs in leadership development contexts and assuming that contexts are fertile grounds for the leader s identity dynamics, this thesis aims to understand such dynamics in a context of coaching for leadership development. Since the phenomenon is little explored in the literature, we used the Grounded Theory method with a constructivist orientation, thus capturing the representations of coaches, leaders and interviewed followers. Based on the data analyzed, this thesis presents a theoretical framework that has been developed allowing to understand and explain the identity dynamics in the development of leaders, exploring elements at the intrapersonal, interpersonal and contextual levels.

[pt] Este estudo tem como objetivo compreender as dinâmicas da liderança
compartilhada no contexto do intraempreendedorismo, em particular suas conexões
com a efetividade de grupos na realização de projetos inovadores. O estudo examina
essas dinâmicas dentro de uma organização que possui estrutura organizacional
tradicional e hierárquica do setor bancário estatal, analisando o caso do
ideiaLab/BNDES, estratégia adotada pela empresa para fomentar a inovação
através do engajamento do corpo funcional. A pesquisa, de natureza qualitativa, se
baseou em dados documentais fornecidos pela instituição e na coleta dados através
de entrevistas conduzidas com participantes de 10 grupos de trabalho envolvidos
no ideiaLab, totalizando 16 entrevistas. Os dados foram analisados através da
aplicação do protocolo da Teoria Fundamentada (Ground Theory). Como resultado,
a pesquisa apresenta um modelo explicativo para as dinâmicas de liderança no
intraempreendedorismo voluntário com base no caso do ideiaLab, com destaque
para a natureza da motivação empreendedora inicial, a formação dos grupos, a
assimetria das competências dos membros e seu impacto nas dinâmicas de
compartilhamento de liderança. Os achados destacam também o papel da expansão
dos limites de influência (boundary spaming) no intraempreendedorismo, fator que
parece favorecer a efetividade das equipes no alcance de resultados. / [en] This study aims to understand the dynamics of shared leadership in the
context of intrapreneurship, in particular its connections with the effectiveness of
groups in carrying out innovative projects. The study examines these dynamics
within an organization that has a traditional and hierarchical organizational
structure in the state banking sector, analyzing the case of ideiaLab/BNDES, a
strategy adopted by the company to foster innovation through employee
engagement. The research, of a qualitative nature, was based on documentary data
provided by the institution and on data collection through interviews conducted
with participants from 10 work groups involved in ideiaLab, totaling 16 interviews.
The data were analyzed by applying the Ground Theory protocol. As a result, the
research presents an explanatory model for the dynamics of leadership in voluntary
intrapreneurship based on the case of ideiaLab, highlighting the nature of the initial
entrepreneurial motivation, the formation of groups, the asymmetry of the
competences of the members and their impact on the dynamics of leadership
sharing. The findings also highlight the role of expanding the limits of influence
(boundary spaming) in intrapreneurship, a factor that seems to favor the
effectiveness of teams in achieving results.

[pt] Este estudo analisa o papel da liderança servidora (LS) e compartilhada (LC)
no desempenho de times de desenvolvimento de novas tecnologias de informação
(TI) apoiados em metodologias ágeis, no contexto de uma empresa de energia. A
pesquisa se concentra no impacto da LS do Agile Master (AM) e da LC entre o AM
e o Líder Técnico (LT) no desempenho de projetos, investigando o papel mediador
da aprendizagem e da criatividade nos times. Para testar as hipóteses, foram
coletados dados através de uma survey envolvendo cerca de 217 componentes de
71 times ágeis (incluindo os AM, os LT e os Product Owner de cada time), e
métricas de desempenho institucionais dos times consolidadas pela Scaled Agile
Framework (SAFe-marca registrada). A análise utilizou regressão multivariada com múltiplas
fontes de dados. Os resultados indicam que a liderança servidora do AM impacta
significativamente a liderança compartilhada entre o AM e o LT nos times, e que a
liderança compartilhada também impacta positivamente a aprendizagem e a
criatividade dos times. Além disso, a liderança compartilhada e a criatividade nos
times estão inversamente relacionadas ao tempo de execução de projetos e
positivamente ao seu valor agregado ao negócio. A pesquisa contribui para a teoria
e práticas de gestão ao investigar a ligação entre perfis de liderança e desempenho,
expandindo o conhecimento sobre as conexões entre liderança e sucesso em
projetos de TI que utilizam metodologias ágeis. / [en] This study examines the role of servant leadership and shared leadership in
the performance of new information technology development teams using agile
methodologies within an energy company. The research focuses on the impact of
the Agile Master s (AM) servant leadership and the shared leadership between the
AM and the Technical Leader (TL) on project performance, exploring the mediating
roles of team learning and creativity. Data were collected through a survey of
approximately 217 members from 71 agile teams (including AMs, TLs, Product
Owners, and Developers), alongside institutional performance metrics consolidated
by the Scaled Agile Framework (SAFe-trademark). The analysis employed multivariate
regression with data from multiple sources. Findings indicate that the AM s servant
leadership significantly influences the shared leadership between the AM and TL,
and that shared leadership positively affects team learning and creativity.
Furthermore, shared leadership and creativity within teams are inversely related to
project execution time and positively related to the business value added by the
projects. This research contributes to management theory and practice by
examining the link between leadership profiles and performance, enhancing the
understanding of the connections between leadership and success in IT projects
employing agile methodologies.

[pt] Este trabalho, a partir tanto do ambiente competitivo em
que as organizações estão inseridas, quanto das
capacitações que essas organizações precisam dispor a fim
de garantir a sustentabilidade de seus negócios, visa
entender por que as organizações optam por implementar um
modelo de gestão baseado na ferramenta Balanced Scorecard e
identificar os fatores críticos de sucesso inerentes à
implementação. Por meio de uma pesquisa de campo, junto a
cinco consultores que participaram de projetos de
construção e implementação desta ferramenta, este estudo se
propõe a identificar quais são os fatores críticos
de sucesso na implementação do Balanced Scorecard. Partiu-
se da premissa, que deveriam existir aspectos
organizacionais comuns às organizações, que promovem
ou inibem o processo de implementação. Assim sendo,
elaborou-se um roteiro de entrevista com perguntas abertas
que objetivavam identificar esses fatores críticos
e questões secundárias como, por exemplo, as expectativas
declaradas das empresas que adotam a ferramenta, as pessoas-
chave do processo e os ambientes organizacionais propícios
para a disseminação desse modelo de gestão. As
análises das entrevistas revelam que: ambientes
organizacionais orientados para resultado, o engajamento da
liderança, a assimilação dos pressupostos da metodologia,
pelos membros da organização e a intermediação externa
exercida pelo consultor são fatores críticos de sucesso na
implementação do Balanced Scorecard. / [en] Since organizations are inserted in a competitive
environment and must have
internal qualifications in order to guarantee its
businesses sustainability, this study
aims to understand the reason why organizations decide to
implement a management model based on Balanced Scorecard
tool and to identify the critical success factors of this
tool implementation. Conducting a research with five
consultants that have participated on Balanced Scorecard
projects, building or implementing it, this study expect to
discover the critical success factors of the
Balanced Scorecard implementation. This research premise
argues that there would be within the enterprises common
organizational aspects that promote or
inhibit the implementation process. Considering this, the
researcher elaborated an interview script, with open
questions that investigated these critical success
factors, and also, examined secondary objectives, such as,
the enterprise declared expectations, process key persons
and a organizational environment, that make the
dissemination of this management model easier. The
interview analysis reveals that: organizational environment
focused on results, leadership involvement,
methodology principles assimilation by the organization
employees, and the consultants intermediations, constitute
critical success factors for Balanced Scorecard
implementation.

Previous issue date: 2006-05-18 / Leadership is a complex concept and has been studied under many perspectives by means of several disciplines, given the importance of understanding the management style that enables businesses to answer quickly to the market requirements. In this perspective, the present study aims to analyze the strategies adopted by a leader for the management of conflicts arising during the business-oriented interlocutions in the course of a meeting of a real state company hosted in a middle class neighborhood of the West zone of the city of São Paulo. The strategies identified by Holmes & Marra (2004) as well as others we had seen used in the discursive practices in order to exert leadership and to keep the involved faces, are examined on the basis of a corpus of 1043 conversational turns. The corpus belongs to the database of project DIRECT - LAEL- PUCSP and is inserted in the research line Language and Work. The study is characterized as an interpretativist analysis and has as theoretical support the principles of Systemic-Functional Linguistics (Halliday, 1985; 1994), Critical Linguistics (Fowler et al., 1979), the Theory of Politeness (Brown & Levinson, 1987) and Analysis of Conversation (Sacks et al., 1974), for we think it is relevant, following Eggins & Slade (1997), to adopt an eclectic theoretical base that extract insights these different approaches have to offer. The study came to confirm the use of the strategies of prevention and deviation of conflict, resolution by negotiation and resolution by imposition (Holmes & Marra, 2004). Data allowed the identification of three other strategies: conflict resolution by contesting, by concession and by partnership, used to make possible both the exercise of leadership and the protection of the faces and interpersonal relationships involved in the interaction / A liderança é um conceito complexo e tem sido estudada sob muitas perspectivas por meio de várias disciplinas, dada a importância de se entender o estilo de gerenciamento que capacita os negócios a responderem rapidamente às exigências do mercado. Nessa perspectiva, o presente estudo objetiva analisar as estratégias adotadas por um líder para o gerenciamento de conflitos que afloraram durante as interlocuções que constituíram uma reunião de negócios de uma empresa de corretagem de imóveis, sediada num bairro de classe média da zona oeste da cidade de São Paulo. São examinadas as estratégias identificadas por Holmes & Marra (2004) bem como outras por nós verificadas nas práticas discursivas utilizadas para se exercer a liderança e manter as faces envolvidas, examinando um corpus de 1043 turnos conversacionais. O corpus pertence ao banco de dados do projeto DIRECT - LAEL- PUCSP e está inserido na linha de pesquisa Linguagem e Trabalho. O estudo é caracterizado como uma análise interpretativista e tem como suportes teóricos os princípios da Lingüística Sistêmico-Funcional (Halliday, 1985; 1994), da Lingüística Crítica (Fowler et al., 1979), da Teoria da Polidez (Brown & Levinson, 1987) e da Análise da Conversação (Sacks et al., 1974), pois julgamos importante, seguindo Eggins & Slade (1997) adotar uma base teórica eclética, extraindo as intravisões que essas diferentes abordagens têm a nos oferecer. O exame veio a confirmar o uso das estratégias de prevenção e desvio de conflito, resolução por negociação e por imposição (Holmes & Marra, 2004). [pt] Este estudo investigou a relação entre o estilo de liderança autêntica, a criatividade e o desempenho na tarefa. A amostra utilizada na pesquisa foi composta por 194 indivíduos, sendo 131 subordinados e 63 gestores. Verificou-se que os líderes autênticos favorecem um ambiente propício para a criatividade e o desempenho individual dos seus seguidores. O estilo de liderança autêntica também teve efeito significativo no empowerment psicológico e na potência do grupo. O empowerment psicológico configurou-se como um antecedente significativo da criatividade, que, por sua vez, caracterizou-se como um antecedente do desempenho na tarefa. Não foram observados, na amostra analisada, efeitos da potência do grupo nos demais constructos pesquisados. Ainda, foi conduzido um estudo exploratório com o objetivo de averiguar os antecedentes da liderança autêntica e da criatividade no grupo de trabalho. Neste estudo exploratório, verificou-se que os dados demográficos e os fatores de personalidade dos líderes investigados não apresentaram efeitos significativos na liderança autêntica. A criatividade do grupo teve como principal preditor a liderança autêntica. As implicações teóricas, práticas e gerenciais dos resultados encontrados nesta pesquisa são apresentados. / [en] This study investigated the relationship between authentic leadership, creativity and task performance. The sample size consisted of 194 individuals, with 63 managers and 131 subordinates. It was found that authentic leaders foster an environment conducive to creativity and individual performance of their followers. The authentic leadership style also had significant effect on psychological empowerment and group potency. Psychological empowerment was configured as a significant antecedent of creativity, which, in turn, was characterized as an antecedent of task performance. No effects of group potency in the other constructs studied were observed in the analyzed sample. Moreover, an exploratory study aiming to investigate the antecedents of authentic leadership and group creativity was conducted. In this exploratory study, it was found that leader s demographics and personality traits investigated showed no significant effects on authentic leadership. Group creativity had as main predictor the authentic leadership style. The theoretical, practical and managerial implications of these findings are presented.
