La dynamique identitaire et capacitaire dans la construction du projet professionnel / Non communiqué

L’objectif qui a présidé à la conduite de ces travaux de recherche était d’étudier l’inscription du projet dans la dynamique identitaire de bénéficiaires de prestations d’accompagnement à la construction de projets professionnels. La littérature sur le projet est disparate, Boutinet (1990, 2002) en propose une synthèse mettant en exergue la complexité de ce construit, à la fois personnel, collectif, pragmatique et existentiel. L’existentialisme athée de Sartre (1943, 1946) nous invite à considérer l’humain comme ce qui se définit d’abord lui-même par ses projets. Le projet n’est donc pas simplement professionnel mais engage en même temps des questions existentielles. Bien loin de s’intégrer passivement à la dynamique identitaire du sujet, nous postulons du projet qu’il l’organise en fonction des finalités du sujet. Nous avons donc voulu révéler chez nos sujets comment un tel projet composite, à la fois existentiel et pragmatique, peut organiser les représentations identitaires en son sens. Une première recherche exploratoire au moyen de la méthode d’investigation IMIS issue de la théorie ego-écologique de l’identité (Zavalloni & Louis-guérin, 1984 ; Zavalloni, 2007) met en évidence la complexité des transactions qui concourent à la construction du sens et de manières d’être et d’agir au sein de la dynamique identitaire. Une série d’entretiens auprès de cinq sujets nous a amené à considérer la complexité de la dynamique identitaire sous l’angle de ce qui l’organise, le projet de soi existentiel, de ce qui la concrétise, l’action socialement située, et de ce qui la justifie, la socialisation du sujet au sein de son environnement socioculturel. Ces travaux que nous présentons viennent enrichir le modèle théorique de la dynamique du système capacitaire (Costalat-Founeau, 1997, 2008) en approfondissant les liens entre le projet, qui comporte une composante existentielle et une autre pragmatique, la socialisation qui est à la fois reconstruction des définitions du social et quête de reconnaissance par le sujet, puis enfin l’action qui apporte une concrétisation expérientielle et une validation sociale aux représentations identitaires et capacités subjectives. Une seconde étude, menée selon une approche méthodologique quantitative et longitudinale, se centre sur l’évolution des niveaux de capacité subjective liée au projet professionnel, avant et après une prestation de bilan de compétences. Elle fait l’objet de la création et de la validation d’une nouvelle échelle intitulée « ECS-PP » pour échelle de la capacité subjective liée au projet professionnel. Proposée à 50 bénéficiaires de bilan, elle fait ressortir que toutes les dimensions de la capacité liée au projet n’évoluent pas ensemble dans les mêmes proportions. / Our aim in conducting these works was to study the inclusion of the project in identity dynamics of people attending a career orientation counseling. The literature about the project is disparate, Boutinet (1990, 2002) offers a synthesis underlining the complexity of this construct, as being personal, social, pragmatic and existential at the same time. Sartre’s (1943, 1946) atheist existentialism invites us to consider human being as what describes itself first by its projects. The project therefore is not simply professional but engages at the same time existential questions. Far for passively integrating itself in identity dynamics, we postulate that the project organizes these dynamics in respect of the subject’s finalities. We wanted to reveal in our subjects how such a heterogeneous project, both existential and pragmatic, could organize identity representations in its way. A first exploratory research using the IMIS methodology of investigation derived from the ego-ecological theory of identity (Zavalloni & Louis-guérin, 1984 ; Zavalloni, 2007) gives rise to the complexity of transactions that combine to construct meaning and ways of thinking and acting inside identity dynamics. A series of interviews with five subjects leaded us to consider the complexity of identity dynamics under the angle of what organizes it, the existential project of self, of what concretizes it, socially situated action, and of what justifies it, socialization of the subject in his social and cultural environment. These works we are presenting enrich the theoretical model of the dynamics of the system of capability (Costalat-Founeau, 1997, 2008) by deepening in the links between the project, that includes an existential element and another pragmatic, the socialization which is both reconstruction of definitions of the social environment and quest for recognition by the subject, then at last the action which brings an experiential concretization and social validation to identity representations and subjective capabilities. Another study, with a quantitative and longitudinal approach, centers on the evolution of levels of subjective capability in regard to the professional project, before and after a career orientation counseling. This led to an attempt of creating and validating a new scale named “SSC-PP” for scale of subjective capability related to the professional project. Submitted to 50 participants of a career orientation counseling, it showed that all dimensions of capability related to the project don’t evolve together in the same proportions.

CESI école d’ingénieurs a mis en place l’Apprentissage Actif Par Projets dans sa formation d’ingénieurs en alternance en 2015. Le cursus à l’école a été conçu pour être professionnalisant, via la réalisation de projets pluridisciplinaires en groupes. Le travail de recherche questionne les médiations et obstacles vécus par les apprenants dans la construction de leurs identités professionnelles dans ce dispositif. Nous avançons deux hypothèses principales pour étudier la question : l’A2P2 devrait influer sur le développement identitaire des apprenants, mais les leviers repérés ne sauraient être uniformes, les interactions dispositif-dispositions jouant sur leur vécu. La méthodologie a consisté à recueillir des données à visée compréhensive sur les 3 ans du cycle ingénieur. Une méthode de recueil mixte a été employée : une approche qualitative, par échantillonnage (31 apprenants), couplée à un recueil de données quantitatives sur la cohorte (587 apprenants), pour en extraire des « profils » de construction. Cette approche, centrée sur le discours des apprenants, a été complémentée par une triangulation méthodologique (recueil de données auprès de tuteurs, résultats d’évaluations).Les résultats confirment la présence d’indicateurs de construction imputables au dispositif à l’école, via la répétition de schémas d’action efficaces. Ils font aussi émerger des profils de construction identitaire, à savoir différentes dynamiques étayées par des ressources et leviers spécifiques, en fonction des buts fixés par les apprenants à la formation. Les résultats ont permis de noter les appuis différenciés en entreprise et en centre, pour accompagner les professionnalités émergentes. / CESI school of engineering has implemented a PBL curriculum called A2P2 in its combined work and study engineering degree program since 2015. This curriculum revolves around cross-disciplinary projects carried out in small groups and was designed to professionalize students. This research work endeavours to question the challenges and assets of this learning environment as regards the professional identity construction of the future engineers. We first assumed that the program should positively affect their professional identity construction, but also advanced the hypothesis that its impact should differ from one student to another as students’ individual dispositions interact with the learning environment and thus affect their experiences. The research process involved gathering comprehensive data throughout the 3-year engineering program. A dual data collection approach was developed – a sampling, qualitative study (31 students) as well as quantitative data collection from the cohort (587 students), to infer development “profiles”. This student-centred methodology was supported by data triangulation, via external data collected from the tutors, from evaluation results.The data collected supports the theory of the school curriculum contributing to students’ identity development, through the iteration of efficient patterns of actions. They bring out several development profiles –professional identity dynamics, bolstered through specific resources and levers of development, depending on students’ set out goals for the training. The results point out that school and companies provide different levers to support students’ professional becoming.

Le village wa-paraok de Wengding, qualifié de « dernière tribu primitive de Chine » par les autorités chinoises locales et nationales, est au centre d’un projet de développement touristique. Dans ce cadre, il est l'objet d'aménagements pour préserver et (re)présenter la « culture de la nationalité wa » chinoise. Cette thèse analyse les changements socio-culturels au cœur de l’arène touristique, en considérant la profondeur historique des relations entre autorités chinoises centrales et ses périphéries. Si le projet, porté par des acteurs extérieurs reconfigurent le quotidien des villageois, ces derniers négocient continuellement leurs manières d’être au monde et d’être dans le monde. Le tourisme est ainsi un acteur de recomposition dynamique des identités. / The Wa-Paraok village of Wengding, described as "China last primitive tribe" by local and national chinese authorities, is the target of an ethnic tourism development plan. It has been staged to preserve and (re)present the Chinese “Wa nationality culture”. This thesis analyzes the socio-cultural transformations that happened in the tourism arena, considering the long history of relations between Chinese authorities and their outskirts. If the tourism plan, initiated by external agents, reconfigure the villagers’ daily life, they constantly reinvent their being in the world. The touristic arena is thus a place of dynamic reshaping of identities.

[pt] Esta tese apresenta um estudo sobre o contexto contemporâneo de valorização do sujeito comum que, no âmbito das práticas publicitárias e de consumo, engendra processos de construção e afirmação de identidade e estilo de vida, visibilidade, performance de autenticidade e dinâmicas de reconhecimento e prestígio, relacionados a aspectos da Comunicação. Nesta via, traz como foco de investigação estratégias de marcas que promovem engajamento e relacionamento com influenciadores, em especial embaixadores de marca, estabelecendo uma afiliação com estes sujeitos que, embora comuns, são dotados de um significativo potencial de influência dentro do seu grupo. Tais práticas criam um tipo de mensagem hibridizada que ganha corpo e amplitude expositiva, sobretudo, nos sites de redes sociais, ao se concretizar nas narrativas de si construídas - espera-se - de maneira autêntica por esse potencial consumidor, elemento chave no processo. O objetivo principal deste estudo é, portanto, compreender quem é, como se define e o que representa para os outros um sujeito comum que empresta sua vida, no limite, sua própria identidade para a marca. Defende-se a ideia de uma natureza paradoxal própria dessa figura emblemática que pode ser entendida como um sujeito comum-extraordinário, que se torna destacável por sua ordinariedade, e também uma representação-mídia, já que é familiaridade e ancoragem de identidade acessível e estilo de vida distintivo, interessante para aqueles que o seguem pelo aspecto comum e para a marca pela possibilidade de enunciação de mensagens e estabelecimento de elo de conexão com os demais consumidores. Nesse contexto, a autenticidade se revela como valor importante, sendo garantida e gerenciada através de performance de si de qualidade dupla, porém extremamente imbricada: no âmbito subjetivo e no papel de influenciador. A análise do fenômeno a partir de um objeto empírico, como os projetos observados, além das entrevistas em profundidade realizadas com embaixadores de marca permitiram inferir que as práticas publicitárias e o consumo têm contribuição especial no processo de conformação desse sujeito comum extraordinário, garantindo-lhe a chancela que atribui distinção e notoriedade. Somam-se a isso a atuação reflexiva de apresentação de si para o outro, tanto nas redes (digitais) com nas rodas (de conversa), nas ruas, e as possibilidades oferecidas pelo ferramental tecnológico, resultando no reconhecimento e prestígio (esperados) que acabam por legitimar esse mesmo sujeito. Este estudo busca, por fim, contribuir com reflexões acerca de temas que envolvem o fenômeno, tais como: modelos publicitários adequados à cultura participativa, na qual sujeitos comuns adquirem grande relevância; práticas de consumo e maneiras de se estabelecerem as trocas simbólicas por ele mediadas na contemporaneidade; processos comunicacionais e de construção identitária que subjazem às práticas de exposição de si, gerenciamento de impressões, negociações e articulações de propósitos diversos. / [en] This doctoral thesis presents a study on the acclamation of ordinary subjects in the contemporary context. Within the scope of advertising and consumption practices, this acclamation is the starting point for different processes of construction and affirmation of one’s identity, lifestyle, visibility, authenticity performance, as well as recognition and prestige dynamics, all related to Communication aspects. Hence, we herein investigate brand strategies that are geared towards promoting partnerships between brands and influencers, especially those labeled brand ambassadors. Brands establish an affiliation with these subjects that, albeit ordinary, have the significant power to influence others in their group. In doing so, brands create a type of hybrid message that expands in size and exposure (mainly on social media) when it is reflected on self-narratives constructed—we hope—in an authentic manner by the consumer in potential, key element in the process. Thus, the main objective of this study is to understand who are these ordinary subjects who lend their lives, even their own identity, to a brand, how they define themselves and what they represent to others. We support the idea of these individuals as paradoxical nature emblematic characters who can be perceived as ordinary-extraordinary, since what makes them remarkable is precisely being ordinary. Influencers can also be perceived in light of the pair representation-media, because they represent familiarity and anchorage of an accessible identity and a distinctive lifestyle, interesting to those who follow them, and interesting to the brand itself for the possibility of message enunciations and the establishment of a bond with other consumers. In this context, authenticity is an important asset, being assured and managed through dual-quality selfperformance, though extremely imbricated in the subjective scope and in the influencer role. The analysis of the phenomenon from an empirical object (the observed projects, for instance), and in-depth interviews with brand ambassadors allow us to infer that advertising and consumption practices have a special contribution on these ordinary-extraordinary subjects conformation process, assuring them distinction and notoriety. In addition, it is possible to identify the reflexive self-presentation to others on digital network, on conversations, on the streets, and the many possibilities of technology tools, resulting in the (expected) recognition and prestige that legitimize these subjects. Finally, this study aims to contribute with considerations on themes regarding the phenomenon, such as: advertising models suitable for participatory culture, in which ordinary subjects gain great relevance; consumption practices and ways to establish symbolic exchanges in contemporaneity; communication and identity-building processes that underlie self-exposure practices, management of impressions, negotiations and articulations of different purposes.

Dynamique identitaire et partitions sociales : le cas de l'identité "raciale" des noirs en france / Identity dynamics and social partitions : the case of identity "racial" Blacks in France

Ce travail de recherche a pour but d’investiguer du point de vue psychosocial l’identité « raciale » de la population des Noirs en France en particulier dans leur rapport avec les Blancs afin de mettre au jour les dynamiques identitaires qui existent entre les groupes.Le cadre théorique relève de la catégorisation sociale et plus particulièrement de l’un de ses développements, à savoir le concept des partitions sociales. Cette conception postule l’existence de plusieurs types de relations intercatégorielles (les partitions) qui permettent d’appréhender la nature du positionnement identitaire des individus dans le cadre d’une relation intergroupe (en fonction de l’intérêt identitaire de chacun) en y ajoutant un aspect dynamique à travers la notion de co-construction. La méthodologie utilisée relève principalement des représentations mutuelles, c'est-à-dire des représentations intercatégorielles (la représentation que l’on a de sa catégorie d’appartenance et celle que l’on a de l’exogroupe considéré) qui nous permettent de dégager les dynamiques identitaires existant entre des groupes socio-culturellement différents. Dans cette perspective, une série de d’études a été mise en œuvre. La première a mis en évidence l’existence de stratégies identitaires différentes de la part des Noirs antillais selon qu’ils vivent en Métropole ou aux Antilles. Les Antillais de Métropole s’insèrent dans une partition communautaire alors que ceux des Antilles semblent adopter une stratégie d’évitement en se recatégorisant à un niveau supraordonné. La deuxième étude a montré qu’en fonction de leur interlocuteur (opérationnalisé par les mots inducteurs « Black », « Blanc » et « Beur »), les Français d’origine Afro-antillaise, Européenne ou Maghrébine adoptaient des positionnements identitaires différents. Enfin, une troisième étude a permis de dégager l’existence d’une discrimination implicite vis-à-vis des Noirs en France s’appuyant sur un stéréotype structuré de la même façon qu’aux États-Unis mais ne s’exprimant pas explicitement. De façon générale, ces études semblent montrer que l’appréhension des relations interethniques par le biais des partitions (et non plus en simples termes d’endofavoritisme ou d’exodéfavoritisme) permet de mieux comprendre les relations existant entre différentes communautés dans un contexte intra-national. / Our research work investigates - from a psycho-social point of view - the «racial» identity of the black population in France, notably in their relation with the white population, so as to point up the identity dynamics that exist between the various groups. The theoretical framework is related to social grouping and one of its developments, i.e. the concept of social partitioning. Such conception is based on the existence of several types of inter-category relations (partitioning) that allow apprehending the nature of individuals’ identity positioning within the framework of an inter-group relation and make it dynamic through the notion of co-construction. Our methodology is based mainly on mutual, i.e., inter-category representations (the representation one has of his/her category, of the exogroup(s)), leading to the definition of the identity dynamics that exist between groups with socio-cultural differences. In this perspective, a series of studies has been carried out. The first study demonstrated, the introduction of identity strategies different from the Antilleans blacks as they live in the Métropole or the Caribbean. The Antilleans of Métropole are part of a community partition, while those of the West Indies seem to adopt an avoidance strategy by a recategorized superordinate level. The second study shows that, depending on who addresses them (expressed by the inducing words «Black», «Blanc», «Beur») i.e., French persons of African or Antilleans origin, of European origin, or from the Maghreb, adopted a different identity positioning. Lastly, a third study highlights the existence of an implicit discrimination towards Black people in France, resting on a stereotype similar to that observed in The United States of America, but not explicitly mentioned. In general, these studies demonstrate that the apprehension of inter-ethnical relations expressed in terms of partition (rather than simply in terms of endo-favoritism or exo-defavoritism) and thus help us understand the relationships that exist between various communities in an intra-national context.

[pt] O desenvolvimento da liderança envolve a identidade de líder, que pode ser analisada a partir de diferentes perspectivas e abordagens teóricas. Uma delas, utilizada nesta tese, assume o desenvolvimento da identidade na construção social, ou seja, na reflexividade do indivíduo e, sobretudo, nas constantes interações com os outros. Para essa perspectiva, são aspectos centrais ao desenvolvimento do líder o autoconceito e a identidade. Considerando que é fundamental compreender como tal processo ocorre em contextos de desenvolvimento da liderança, e assumindo que tais contextos são campos férteis para a observação das dinâmicas identitárias do líder, esta tese tem como objetivo compreender tais dinâmicas em um contexto de coaching para desenvolvimento da liderança. Uma vez que o fenômeno é pouco explorado pela literatura, utilizou-se o método da Grounded Theory com orientação construtivista, capturando assim as representações de coaches, líderes e liderados entrevistados. A partir dos dados analisados, esta tese apresenta um framework teórico que busca compreender e explicitar as dinâmicas identitárias no desenvolvimento de líderes, explorando elementos nos níveis intrapessoal, interpessoal e contextual. / [en] The development of leadership involves the identity of leader, which can be analyzed from different perspectives and theoretical approaches. One of them, and that used in this thesis, assumes the development of identity in social construction, that is, in the reflexivity of the individual and, above all, in constant interactions with others. For this perspective, they are central aspects to the development of the leader, the self-concept and the identity. Considering it is critical to understand how such a process occurs in leadership development contexts and assuming that contexts are fertile grounds for the leader s identity dynamics, this thesis aims to understand such dynamics in a context of coaching for leadership development. Since the phenomenon is little explored in the literature, we used the Grounded Theory method with a constructivist orientation, thus capturing the representations of coaches, leaders and interviewed followers. Based on the data analyzed, this thesis presents a theoretical framework that has been developed allowing to understand and explain the identity dynamics in the development of leaders, exploring elements at the intrapersonal, interpersonal and contextual levels.

16 familles libanaises (père, mère, et jeune), ont été l’objet d’une étude rétrospective, non aléatoire, afin d’explorer les notions de transmission et de dynamique identitaires, en relation avec les diverses éducations familiales. Les critères d’inclusion furent la cohésion familiale, et le niveau d’instruction des jeunes, supérieur ou égal au Baccalauréat. Les familles étaient choisies selon les principales communautés structurales d’une société pluricommunautaire, à savoir la société libanaise (et plus particulièrement, les communautés confessionnelles, géographiques, et socioéconomiques).L’analyse compréhensive et interprétative des données collectées, suivit une méthodologie de type qualitatif, selon la méthode de théorisation ancrée : 1) établissement de repères interprétatifs initiaux ; 2) co-construction de sens ; 3) analyse inductive / déductive ; 4) catégorisation en cours d’analyse de diverses conceptualisations ; 5) modélisation de ces catégories conceptualisantes en deux étapes (bidimensionnelle, et tridimensionnelle), et dont le résultat fut une modélisation théorique de l’identité individuelle ; 6) usage de cette modélisation afin de proposer une approche originale des transmissions identitaires et des dynamiques identitaires et interculturelles ; et 7) ultimement de dégager une théorisation sur « le cristal interculturel imparfait » (C.I.I.), et sur ses éventuelles et potentielles, applications et implications, en particulier, sur le plan éducatif. Le principal repère interprétatif initial personnel fut dégagé du terme arabe « oumour » : une représentation en termes temporels de l’Existence. Les principales conceptualisations que cette étude permit de catégoriser, sont : 1) la distinction entre trois formes d’appartenance : les identités existentielles, l’identité essentielle liée au sexe (gender), et l’identité nécessaire liée au « oumour » ; 2) la structure tripartite des appartenances existentielles, du fait de la double influence qu’y exercent la famille et la société ; 3) l’individualisation d’un troisième cercle intermédiaire d’appartenance, entre les cercles, privé, et public, qui est le cercle de la « assabiyya » ; 4) le caractère incomplet de chacun des trois cercles d’appartenances ; et 5) le concept de « dynamique identitaire nécessaire » (D.I.N.), qui est la somme indissociable de deux mouvements identitaires nécessaires. Quant à la théorisation du ʺcristal interculturel imparfaitʺ, celle-ci correspond à une simplification, dans un but didactique, de notre compréhension de la structuration de l’identité individuelle, de sa transmission, et de sa dynamique. Elle s’appuie sur deux notions fondamentales : 1) les souscomposantes identitaires, ou particules élémentaires de ce cristal imparfait ; et 2) D.I.N. de l’être, qui dynamise le tout, à travers des processus internes de rationalisation et de relativisation. L’approche interculturelle tient une place de choix, dans cette théorisation, eu égard la compréhension de la transmission et de la dynamique, identitaires. Si bien que l’altérité, se présente comme étant la relation élémentaire de cette structuration. Et dont l’approche use de façon combinée, interactive et obligatoire de trois logiques distinctes : 1) la logique intersubjective et existentielle ; 2) la logique subjective et essentielle ; et 3) la logique nécessaire, quant au sens que donne l’être à son existence, et qui est liée à son « oumour » (à sa D.I.N.). / 16 Lebanese families (father, mother and youth) have been the subject of a retrospective, non-randomized study, to explore notions of identity transmission and dynamics, in relation to the various family educations. Inclusion criteria were family cohesion and the level of youth instruction level, greater than or equal to High School. Families were selected according to the main structural communities in a multi communitarian society, namely the Lebanese society (specifically: confessional, geographic, and socioeconomic communities). The comprehensive and interpretative analysis of data collected, followed a qualitative methodology, according to the grounded theory method: 1) establishment of initial interpretive markers; 2) co-construction of meaning; 3) inductive / deductive analysis; 4) categorization, while analysis is in progress, of various conceptualizations; 5) modeling of these conceptualizing categories in two stages (two-dimensional and three dimensional), the result of which was a theoretical modeling of individual identity; 6) use of this model to propose an original approach o identity transmissions, and identity and intercultural dynamics; and 7) ultimately to reach a theorization about the “intercultural imperfect crystal”, (I.I.C.), and about its eventual and potential applications and implications, especially in terms of education. The main initial interpretive and personal landmark, was that of the Arabic word of “oumour”: a representation, in temporal terms, of Existence. The main conceptualizations that this study made it possible to categorize, were: 1) the distinction between three forms of belonging: the existential identities, the essential gender-related identity, and the necessary “oumour”-related identity; 2) the tripartite structure of existential belongings, due to the double influence carried on by the family and the society; 3) the individualization of a third intermediate circle of belonging, between the private and public, circles, which is the circle of “assabiyya”; 4) the incompleteness of each of the three circles of belonging; and 5) the concept of “necessary identity dynamics” (N.I.D.), which is the sum of two inseparable necessary identity movements. As for the theorization of the “intercultural imperfect crystal”, this corresponds to a simplification, for didactic purposes, of our understanding of the structuring of individual identity, of its transmission, and of its dynamics. It is based on two fundamental concepts: 1) identity subcomponents, or elementary particles of this imperfect crystal; and 2) the N.I.D. of the being, that “dynamizes” the whole, through internal processes of rationalization and “relativization”. The intercultural approach is prominent in this theory, on regard of the understanding of the identity transmission and dynamics.That’s why otherness is presented as the elementary relationship of this structure. And whose approach is characterized by its combined, interactive and mandatory use of three distinct logics: 1) the inter-subjective and existential logic; 2) the subjective and essential logic; and 3) the necessary logic, as to the meaning, that the individual gives to his being, and which is related to his “oumour” (his N.I.D.).

Le monde « d’aujourd’hui » et ses transformations sociales ou légales impactent naturellement ce « petit monde dans le grand monde » qu’est celui de la prison. Les avancées significatives des dernières décennies, par exemple en matière de droit de l’homme et du détenu ou de culture du respect, s’imposent, petit à petit, aux règles et aux hommes de la pénitentiaire qui les appliquent. Ce faisant, les écarts qui existent depuis toujours entre buts de système et buts de mission, entre sécurité interne et sécurité externe ou entre impératifs de garde et besoins d’accompagnement à la réinsertion des personnes incarcérées, se creusent. Nous avons pu observer comment les tensions sociétales internationales qui sont à l’ordre du jour des prisons belges perfusent du niveau macro (celui de la super structure) au niveau micro (celui de l’individu au travail). Il en résulte, pour les salariés qui les vivent, un profond bouleversement, tant des gestes professionnels que de leur manière de penser le travail. Entre ce qu’ils appellent le strict et le social, les agents pénitentiaires évoquent de profonds malaises professionnels, mais aussi identitaires. Cette thèse, qui suit deux autres de nos travaux sur le champ pénitentiaire francophone belge en réforme, s’interroge sur les rapports qui existent entre ces tensions identitaires et les engagements en formation d’agents qui sont en fonction dans la partie cellulaire (lieu de vie des détenus et lieu de travail de ces salariés). Par cette recherche, qualitative et monographique, après avoir posé la réflexion sur les « pourquoi » des engagements en formation de salariés, en formation professionnelle continue et auto déterminée, nous avons souhaité mieux comprendre si, et comment, l’engagement en formation permet, ou non, à ces salariés de résoudre, au moins temporairement, leurs dilemmes professionnels et identitaires pour soi, mais aussi pour autrui. / “Stretched between double constrain and double injunction. In this way, discrepancies which have always existed between institution aims and mission aims, between intern safety and extern safety or warding prerogatives and counseling needed to reinsert detainees, widen. We noticed how international society-bound tensions that are currently fiercely debated in Belgian jailhouses pass from the macro level (the one of the super structure) to the micro level (the one of the working individual). To the experiencing workers this lead to a profound change of professional gestures and their mental representation of the work. Considering both what they call the strict (le strict) and the social (le social), penitentiary wardens talk of deep professional bewilderments as well as identity crisis.This thesis, which follows two other works of ours on the reforming Belgian penitentiary world, poses the question of the possible links between those identity tensions and the wardens training commitment who work in the cell part of jailhouses (place where the detainees live and where the wardens work).By this qualitative and monographic study, after having thought about the “whys” of the training commitment of workers subscribing to auto-determined and progressive professional trainings, we intended to better understand whether and how commitment to trainings allows or not those wardens at least temporarily to solve for their own welfare as well as for others their professional and identity dilemma. / "Entre doble instrucción y doble restricción. De este modo, las diferencias que siempre han existido entre los objetivos del sistema y los objetivos de la misión, entre seguridad interna y seguridad externa o entre las necesidades de atención y apoyo en la reinserción de los presos, se profundizan.Hemos podido observar cómo las tensiones sociales internaciones que están al orden del día en las prisiones belgas infiltran desde el nivel macro (la de la superestructura) al nivel micro (el del trabajo individual).En consecuencia, para los trabajadores resulta un cambio profundo, tanto en actos profesionales como su forma de pensar en el trabajo. Entre lo que ellos llaman lo estricto y lo social, los agentes de la prisión no solo evocan profundos malestares profesionales, sino también de identidad.En esta tesis, después de los otros dos trabajos sobre el ámbito carcelario francófono belga, nos interrogamos sobre las relaciones que existen entre estas tensiones de identidad y los compromisos a la formación de los agentes que trabajan en la parte de las celdas (lugar donde viven los presos y lugar de trabajo de los agentes).A través de esta investigación cualitativa y monográfica y después de plantear la reflexión sobre el "por qué" del compromiso de formación de los trabajadores a la formación profesional continuada y la auto-determinación, queríamos comprender mejor si, y cómo, el compromiso a la formación permite o no, a estos trabajadores resolver, al menos temporalmente, sus dilemas e identidad profesional y también con los demás.

Who are we and what do we measure? : A case study of the dynamic relationship between performance measurement and organizational identity

Performance measurements have been described as a tool by which management can communicate expected standards of behavior as well as a shared meaning among members regarding the intended direction of the firm. In parallel, the organizational identity field relies on the premise that members can answer the question “who are we as an organization?” through a sense of shared understanding. The purpose of this paper is to investigate the implications a performance measurement system has on the employees’ perception of “who we are“, related to the theoretical framework of organizational identity. This paper utilizes a qualitative research method, a case-based approach of a Swedish life science company which is conducted in an exploratory manner. The case company is chosen due to its contextual setting regarding the newly implemented performance measurement system, along with the inherent characteristics of the industry in general, which is typically considered to be incongruent with such quantitative measurements. The empirical data is collected through eight interviews with members from the chosen case company, as well as through internal documents describing its performance measurement system. The authors propose a revised theoretical framework in which performance measurements and organizational identity are investigated through a conceptual model which explores their dynamic relationship. The findings reinforce well-known ideas of performance measurements and organizational identity, along with providing new insights on the dynamics between them.
