Les déterminants du retrait organisationnel : le cas du cynisme et du départ volontaire

L’objectif de la présente thèse est de mieux expliquer le concept de retrait organisationnel et ses déterminants. À travers l’étude de la littérature plus générale des comportements contreproductifs et celle du retrait organisationnel, nous exposons les différentes facettes du retrait organisationnel tant sur le plan du retrait du travail que sur le plan du retrait de l’emploi. Nous proposons également une nouvelle définition du retrait organisationnel, une typologie du retrait du travail et un modèle théorique intégrateur multi-niveaux du retrait organisationnel. Ce modèle original avancé dans cette thèse, duquel découle un certain nombre de propositions théoriques, mobilise principalement l’approche sociologique multi-niveaux, le modèle de l’adaptation en comportement organisationnel, ainsi que la perspective du contrat psychologique et celle de l’ancrage dans l’emploi. L’approche sociologique multi-niveaux de Marchand et al. (2006) permet de répertorier plusieurs déterminants du comportement et/ ou de l’attitude dans les différentes sphères de la vie de l’individu qui, selon le modèle de l’adaptation de Rosse et Miller (1984), agit en s’adaptant adéquatement aux différentes situations au travail. La présente thèse utilise également la perspective du contrat psychologique de Rousseau (1989, 1990). Il s’agit d’une approche pertinente dans l’explication des réactions comportementales et/ou attitudinales de l’employé dans une optique d’échange social (Blau, 1964), suite à une évaluation du degré de respect de son contrat psychologique par son employeur. Cette évaluation porte sur l’ensemble des conditions de travail dans le cadre de la relation d’emploi. Nous privilégions également la perspective de l’ancrage dans l’emploi de Mitchell et al. (2001) pour démontrer que les liens sociaux tissés entre l’employé et les personnes dans son organisation pourraient atténuer l’intensité ou l’ampleur des réponses comportementales et/ou attitudinales négatives résultant d’une situation de non-respect du contrat psychologique de celui-ci de la part de son employeur. Afin de vérifier l’impact du respect du contrat psychologique ainsi que de l’ancrage dans l’emploi dans l’adoption du retrait organisationnel, nous avons choisi d’étudier plus spécifiquement le cynisme comme attitude de retrait du travail et ce, dans le cadre d’un devis quantitatif transversal ainsi que le départ volontaire comme comportement de retrait de l’emploi dans le cadre d’un devis quantitatif longitudinal. Les résultats de régressions multiples multi-niveaux de ces deux études indiquent la présence de certains facteurs de protection et de certains facteurs de risque associés à l’adoption du cynisme et du départ volontaire. L’utilisation des compétences au travail, le fait de recevoir de la reconnaissance et le fait qu’il existe des possibilités de développement de carrière constituent des facteurs communs de prévention contre le cynisme et le départ volontaire. De plus, le soutien reçu de la part du superviseur permet de prévenir les attitudes cyniques au travail, alors que la présence de demandes psychologiques élevées au travail, le fait d’être exposé à des horaires irréguliers et de vivre une certaine insécurité d’emploi pourraient augmenter le cynisme. Les résultats indiquent également que le soutien social des collègues, ainsi que la présence de possibilités de développement de carrière, jouent un rôle conjoint dans la prévention du départ volontaire. Quant à la prévention du cynisme, à la fois le soutien social du superviseur et celui des collègues jouent un rôle supplémentaire de protection contre l’attitude cynique éventuelle chez l’employé qui perçoit le non-respect de son contrat psychologique en matière d’utilisation des compétences, d’autorité décisionnelle, de reconnaissance, de développement de carrière et d’insécurité d’emploi. Nous avons également réalisé une troisième étude quasi-expérimentale, selon un devis quantitatif transversal, sur les déterminants du départ volontaire. Les résultats de l’ANOVA sur le test de trois conditions expérimentales (cynisme, soutien social et durée du soutien social) sur le départ volontaire indiquent que le fait d’être cynique ou le fait de recevoir un faible soutien social augmentent l’intention de quitter chez l’employé. De plus, ces faits, vécus sur une longue durée augmentent davantage l’intention de quitter son emploi. La présente thèse permet de faire avancer les connaissances théoriques et empiriques en matière de retrait organisationnel, de cynisme et de départ volontaire. Elle se conclut sur des recommandations possibles pour les praticiens vers une intervention intégrée pour prévenir ces deux réponses possibles à des conditions insatisfaisantes au travail. La thèse souligne l’importance pour l’employé d’utiliser pleinement ses compétences au travail, d’être reconnu pour ses efforts et contributions à l’organisation et d’avoir des opportunités suffisantes de développement et d’avancement de carrière dans le cadre de son emploi. / The purpose of this thesis is to better explain the concept of organizational withdrawal and its determinants. Through the study of the more general literature on counterproductive behavior and organizational withdrawal, we expose the different facets of organizational withdrawal in terms of both work withdrawal and job withdrawal, a definition of organizational withdrawal, a typology of work withdrawal and a multilevel integrative theoretical model of organizational withdrawal. This original model advanced in this thesis, from which a certain number of theoretical propositions arise, mainly mobilizes the multilevel sociological approach, the model of adaptation in organizational behavior, as well as the perspective of the psychological contract and that of job embeddedness. The multilevel sociological approach of Marchand et al. (2006) identifies several determinants of behavior and / or attitude in the different spheres of the individual's life which, according to Rosse and Miller's adaptation model (1984), acts by adapting appropriately to different situations at work. The present thesis also uses the perspective of Rousseau's psychological contract (1989, 1990). It is a relevant approach in the explanation of the behavioral and / or attitudinal reactions of the employee, with a view to social exchange (Blau, 1964), following an assessment of the degree of respect of his psychological contract by his employer. This assessment covers several working conditions in the employment relationship. We also favor the job embeddedness perspective of Mitchell et al. (2001) to demonstrate that the social connections that exist between the employee and the persons in organization could reduce the intensity or magnitude of the negative behavioral and / or attitudinal responses resulting from a situation of non-compliance with the psychological contract of the latter by his employer. In order to verify the impact of the respect of the psychological contract as well as the job embeddedness on the adoption of the organizational withdrawal, we chose to study more specifically the cynicism as attitude of work withdrawal in the frame of transversal quantitative estimate as well as voluntary departure as a behavior job withdrawal in the context of a long-term quantitative estimate. The results of multiple multilevel regressions of these two studies indicate the presence of certain protective factors as well as certain risk factors associated with the adoption of cynicism and voluntary leaving. The use of one's skills in the workplace, receiving recognition for the work and the presence career development opportunities are common factors in preventing cynicism and voluntary departure. In addition, the support received from the supervisor helps to prevent cynical attitudes at work, while the presence of high psychological demands at work, being exposed to irregular hours and experiencing job insecurity could increase cynicism. The results also indicate that social support from colleagues and the presence of career development opportunities play a joint role in preventing voluntary departure. As for the prevention of cynicism, both social support from the supervisor and colleagues play an additional role of protection against the cynical attitude possible to develop by the employee who perceives the non-respect of his psychological contract as regards use of skills, decision-making authority, recognition, career development and job insecurity. We also carried out a third quasi-experimental study, according to a cross-sectional quantitative estimate, on the determinants of voluntary leaving. The results of the ANOVA regarding the effects of three experimental conditions (cynicism, social support, and duration of social support) on voluntary leaving indicate that being cynical or receiving weak social support increases the intention to leave. In addition, being cynical, receiving weak social support for a long time is the situation that further increases the intention to quit one's job. This thesis helps to advance the theoretical and empirical knowledge of organizational withdrawal, cynicism and voluntary departure and concludes with possible recommendations for practitioners to an integrated intervention to prevent these two possible responses to unsatisfactory conditions at work. The thesis stresses the importance for the employee to fully utilize his skills at work, to be recognized for his efforts and contributions to the organization and to have sufficient opportunities for career development and advancement within the framework of his job.

Organisational climate, psychological contract breach and employee outcomes among university employees in Limpopo Province: moderating effects of ethical leadership and trust

South African universities have also not been spared from these changes as they are expected to meet international standards whilst operating in an environment where there are many changes in their work environment with regard to technology, language policy, decolonisation of the curriculum and globalisation. The dynamics in these aspects shape the organisational climate and psychological contracts of all institutions. Any changes in the organisational climate and psychological contracts may influence employee outcomes of organisational citizenship behaviour and intention to leave among employees. Therefore, this study responds to calls from previous studies on organisational climate and psychological contract research to investigate the role of moderators in their association with employee outcomes. There is an urgent demand for organisational leaders to practice ethical leadership and become trustworthy in order to inspire employees to exhibit organisational citizenship behaviour and reduce any intentions of leaving the organisation. The aim of this study was to examine the relationships between organisational climate, psychological contract breach and employee outcomes among university employees. It also further investigated the moderating roles of ethical leadership and trust on those relationships. Six objectives were developed based on the aims of the study. To answer the objectives of this study, the research followed cross-sectional design and a quantitative approach was adopted. A total of 202 employees were selected through stratified random sampling to participate in the study and a self- administered questionnaire was used to collect the data. The sample was made up of both academic and administration staff working in the universities. Item analysis was conducted to check the reliability of the scales and all the scales obtained acceptable Cronbach alphas. To explore the factor structure of the scales, exploratory factor analysis was conducted, and poor items were removed until a xv clear and desirable factor solution was obtained. Confirmatory factor analysis was conducted to validate the data and all the goodness of fit indexes achieved the required level. In addition, the composite reliability and average variance extracted for all scales met the required level. Moderated multiple regression analysis was conducted to measure the moderator roles of ethical leadership and trust in the organisational climate, psychological contract breach and employee outcomes relationships. The results showed that ethical leadership moderated the relationship between organisational climate and organisational citizenship behaviour (Δ R² = .078, F(3,148) = 8.994. p <.001, β = .285, p < .001); and also the relationship between psychological contract breach and organisational citizenship behaviour (Δ R² = .056, F(3,148) = 7.373, β = -.247, p < .005). However, non-significant results were found when testing the moderating role of ethical leadership in the relationship between organisational climate and intention to leave (Δ R² =.000, F(3,148) = 6.275, β =.000, p >.005); and also in the relationship between psychological contract breach and intention to leave (Δ R² = 0.03, F(3.148) = 12.878, β =.055, p > .05). In addition, the results also revealed that trust moderated the relationship between organisational climate and organisational citizenship behaviour (Δ R² =.030, F(3, 148) = 6.521, β =.175, p < .01); and also the relationship between psychological contract breach and organisational citizenship behaviour (Δ R² =.049, F(3.148) = 7.719, β = -.222, p < .001). However, non-significant results were also found in testing trust as moderator in the relationship between organisational climate and intention to leave (Δ R² =.001, F(3,148) = 10.373, β = -.022, p > .01); and also in the relationship between psychological contract breach and intention to leave (Δ R² = 014, F(3, 148) = 17.207, β =.120, , p > .05). The results provides sufficient evidence that organisational climate, psychological contract breach, ethical leadership, and trust can shape employee behavioural outcomes either positively or negatively. This study, therefore recommends that organisations should develop a strong and positive organisational climate in order to improve organisational citizenship xvi behaviour and reduce employees` intentions to leave the organisation. This is achievable with policies that speak to effective communication structure, job recognition, and career development paths. In addition, human resources managers are urged to prevent cases of psychological contract breach through providing employees with realistic overviews of the task to be performed and policy that can aid employees to air their grievances. The study further recommends the establishment of ethical corporate culture within the organisations through which only employees who meet the ethical standards of the organisation are promoted into leadership positions in order to improve the practice of organisational citizenship behaviour and in turn reduce employees` intention to leave the organisation. / NRF

Carolyn Koch-Falkenberg asks when and why clients are emotionally attached to their loyality for a company, how their loyalty is revealed, how it counteracts and illustrates the consequences of their natural loyalty form. The focus is on a specific form of attachment orientation. The author is using socially and scientifically qualitative methods in order to research consistently the subject perspective of the customer at the example of the service relationship between travel customers and the company DB AG.

Platsannonsens roll i rekryteringssvårigheter. : en studie om nyutexaminerade civilekonomers förväntningar och krav på platsannonser / The role of job advertisement in recruitment difficulties.

Företagens rekryteringsbehov har ökat kraftigt under de senaste två åren, det visar sig att tre av tio rekryteringsförsök misslyckas på grund av att det är svårt att finna kandidater med rätt utbildning, tidigare yrkeslivserfarenhet och motivation. Platsannonser har en betydande roll för att attrahera kandidater och är en viktig del i rekrytering, chansen att rekrytera den ideala kandidaten börjar redan vid platsannonsen. Syftet med denna studie är att undersöka vilken roll platsannonser har i ett företags svårighetermed att rekrytera ekonomistudenter tillhörande millennials. Studien har sin teoretiska grund i Maslows behovshierarki och Herzbergs tvåfaktorsteori för att förklara och analyseraekonomistudenters motivation och behov i relation till en arbetsplats. “Anticipatorypsychological contract“ används för att se i vilken grad platsannonserna uppfyller studenternas krav samt förväntningar på en tjänst och Instrumentell-symbolisk teori används för att se hur platsannonser påverkar studenternas beslut att söka en tjänst. En kvalitativ studie genomfördes där tolv civilekonomstudenter intervjuades och sex platsannonser samlades in från företag. Intervjuerna var semistrukturerade och det genomfördes ett bekvämlighetsurval där respondenterna avgränsats till civilekonomstudenter som går sista året på Högskolan i Borås. Platsannonserna var avgränsade till företag där de hade svårt att rekrytera till de tjänster som platsannonserna gäller. Resultaten visar att när studenter söker en ny arbetsplats fokuserar de främst på att känna sig trygga och skyddade inför framtiden, de vill ha mycket information om jobbet och vad de kan förvänta sig av arbetsplatsen. När det kommer till arbetsplatsen var balans mellan arbete och privatliv samt god företagskultur faktorer som lockar millennials. Vidare har det visat sig att platsannonser spelar en viktig roll för studenterna när de ska ta ställning till om de vill söka tjänsten eller inte. De analyserade platsannonserna motsvarade inte elevernas förväntningar och krav när det gällde lön, förmåner, flexibilitet, balans mellanarbete och privatliv och i viss mån även företagskultur. / The purpose of this study is to investigate the role of job advertisements in a company’s difficulties recruiting millennial economics students. The study has it´s theoretical basis in Maslow's hierarchy of needs and Herzberg's two-factor theory, which are used to explain and analyze economics students’ motivation and needs in relation to a workplace. Anticipatory psychological contract which is used to investigate to what extent job advertisements meet the students' requirements and expectations of an employer and Instrumental-symbolic framework is used to see how job advertisements affect the students' decision to apply for a job. A qualitative study was conducted where twelve graduate economics students were interviewed and six job advertisements were collected from companies. The interviews were semi structured and the participants were limited to Swedish economic students who are studying at Högskolan i Borås and graduating this year. The job advertisements were limited to companies where they had difficulties recruiting for the positions the job advertisements referred to. The results show that when students look for a new workplace their main focus is on feeling safe and protected for the future, and they want a lot of information about the job and what they can expect from the workplace. When it comes to the workplace, work-life balance as well as good corporate culture were factors that attracted the millennial economics students. Furthermore, it has been shown that the content of job advertisements play an important role in the students decision regarding whether they want to apply for the position or not. The analyzed job advertisements did not meet the students' expectations and requirements when it came to salary, benefits, flexibility, work-life balance and to some extent also corporate culture. Contrat psychologique d'équipes : reconceptualisation, antécédents et conséquences

Le contrat psychologique s’impose comme le cadre d’analyse le plus approprié à l’étude des relations d’emploi et à la compréhension des comportements et attitudes des employés (Guerrero, 2005; D. Rousseau, 1990). L’examen du contrat psychologique s’est principalement concentré sur les perceptions individuelles des employés aux obligations mutuelles qui les lient avec l’organisation. Avec le recours grandissant aux équipes de travail, la conception traditionnelle du contrat psychologique s’avère limitée à l’examen des nouvelles relations qui lient les équipes de travail, en tant qu’entités, à l’organisation (Gibbard et al., 2017; Laulié & Tekleab, 2016; Marks, 2001). L’étude du contrat psychologique d’équipes, davantage soulignée dans la littérature, n’a pourtant reçu qu’une faible attention (Gibbard et al., 2017). Axée sur les équipes de travail et le rôle critique que le contrat psychologique d’équipes peut jouer dans l’efficacité des équipes, cette thèse a pour principal objectif d’étendre la portée d’étude du contrat psychologique et ce, en proposant une reconceptualisation du contrat psychologique au niveau groupal. Plus spécifiquement, nous proposons que les membres d’équipes, sur la base de leur interaction et interdépendance continue et de leurs expériences collectives à l’environnement du travail, peuvent développer des perceptions communes aux termes et obligations d’échange impliquant leurs équipes, en tant qu’entités, et leur organisation. Afin de participer à l’avancement des connaissances dans ce domaine, nous avons adopté une recherche articulée en trois articles qui se sont basés sur des données transversales recueillies en milieu organisationnel dans le cadre d’une recherche dirigée par les professeurs Vincent Rousseau (professeur à l’Université de Montréal) et Caroline Aubé (professeure à HEC Montréal). Le premier article propose une reconceptualisation du contrat psychologique au niveau de l’équipe et donne lieu à l’élaboration d’une échelle de mesure du contrat psychologique d’équipes dotée de propriétés psychométriques fort acceptables. Les résultats de cette recherche, basée sur deux échantillons (comptant 526 participants et 506 participants), montrent que les membres d’équipes peuvent avoir des perceptions collectives et communes des obligations réciproques de leurs équipes et organisation. Par ailleurs, les résultats révèlent que le contrat psychologique d’équipes consiste en deux dimensions, à savoir le contrat relationnel d’équipes et le contrat transactionnel d’équipes. Les deux autres articles (articles 2 et 3) se penchent, quant à eux, sur la composante relationnelle du contrat psychologique d’équipes. Plus précisément, le deuxième article consiste à explorer les antécédents du contrat psychologique d’équipes. Nous nous intéressons, particulièrement, à l’effet que la supervision abusive, comme forme de leadership destructif, pourrait avoir sur le contrat psychologique relationnel d’équipes en considérant le rôle médiateur de l’habilitation d’équipes et l’effet modérateur du style d’attachement de l’équipe (anxiété/évitement). Les résultats de cette recherche, réalisée auprès de 135 équipes (représentant 514 participants), indiquent que la supervision abusive peut affecter négativement le contrat psychologique relationnel d’équipes en réduisant l’habilitation d’équipes. La force de la relation entre la supervision abusive et l’habilitation d’équipes diminue lorsque l’équipe est davantage orientée vers un attachement d’anxiété et augmente lorsque l’équipe affiche un niveau élevé d’attachement d’évitement. Le troisième article porte sur les conséquences du contrat psychologique relationnel d’équipes. Cette recherche propose un modèle théorique qui cherche à vérifier le rôle que le contrat psychologique relationnel d’équipes peut avoir sur l’adoption de comportements d’autogestion par les membres de l’équipe. Ce modèle tient en compte le rôle médiateur des affects d’équipes positifs ainsi que le rôle modérateur de l’interdépendance au travail au regard de la relation entre les affects d’équipes positifs et les comportements d’autogestion d’équipes. En recourant aux mêmes données du deuxième article, les résultats de cette étude ont permis d’appuyer le rôle médiateur des affects d’équipes positifs et montrent, également, que la force de la relation entre les affects d’équipes positifs et les comportements d’autogestion d’équipes augmente lorsque les tâches d’équipes requièrent un niveau élevé d’interdépendance entre les membres d’équipes. De façon générale, les résultats des trois recherches offrent un soutien empirique aux hypothèses proposées. Les résultats soulignent, par ailleurs, l’importance de considérer les contrats psychologiques d’équipes dans la gestion des équipes de travail. En outre, les résultats de cette thèse corroborent l’importance de prêter attention aux facteurs organisationnels et individuels susceptibles d’influencer les types de contrats psychologiques d’équipes et ainsi les affects et comportements qui en découlent. / Psychological contract stands out as the most appropriate analytical framework for the study of employment relationships and for the comprehension of employees’ attitudes and behaviors (Guerrero, 2005; D. Rousseau, 1990). The study of psychological contract has basically focused on employees’ individual perceptions regarding employees-organization mutual obligations. With the growing use of teams, the traditional conception of psychological contract seems to be inadequate to examining contemporary relationships that bind teams, as entities, to their organization (Gibbard et al., 2017; Laulié & Tekleab, 2016; Marks, 2001). Although the study of team psychological contract is increasingly highlighted in the literature, this concept has received little attention in the literature on the psychological contract (Gibbard et al., 2017). Considering the significant role that the team psychological contract can play in the effectiveness of teams, the main object of this thesis consists in extending the study of the psychological contract to the team level. Essentially, we suggest that team members, based on their regular interaction and interdependence and on their common experience to the work environment, may develop similar perceptions regarding terms and obligations between their team, as an entity, and their organization. In order to participate to the advancement of knowledge in this field, we adopted research articulated in three articles based on cross-sectional data collected in an organizational setting as part of research directed by professors Vincent Rousseau (professor at University of Montreal) and Caroline Aubé (professor at HEC Montreal). The first article proposes a reconceptualization of psychological contract at the team level and leads to the development of a scale for measuring team psychological contract with very acceptable psychometric properties. The finding of this study, based on two samples (counting 526 and 506 participants), show that teams may develop collective perceptions about their team-organization reciprocal obligations. Moreover, the results reveal that team psychological contract consists of two dimensions, namely relational team contract and transactional team contract. The other two articles (articles 2 and 3) focus on the relational component of team psychological contract. Specifically, the second article consists of exploring the antecedents of relational team psychological contract. We are, particularly, interested in the effect of abusive supervision, as a destructive form of leadership, might have on members’ relational team contract by considering the mediating role of team empowerment and the moderating effect of team attachment style (anxiety / avoidance). Based on a sample of 134 teams (representing 514 participants), the results of this study indicate that abusive supervision can negatively affect relational team psychological contract by lessening team empowerment. Abusive supervision effect on team empowerment decreases when team members have more attachment anxiety and increases when team members display more attachment avoidance. The third article addresses relational team psychological contract consequences. This study proposes a theoretical model that aims to examine the role that relational team psychological contract may play on the adoption of team members to self-managing behaviors. This model takes into consideration the mediating role of team positive affective tone and the moderating effect of task interdependence on the relationship between positive team affective tone and team self-managing behaviors. Using the same sample adopted in the second article, this study findings support the mediating effect of team positive affective tone and indicate that the effect of team positive affective tone increases when team task requires a high level of interdependence between team members. Overall, the results provide an empirical support to the three studies hypotheses. Moreover, the results highlight the need of considering team psychological contract in managing teams. The results, finally, stress the importance of exploring the factors that may influence team psychological contract types and thus the resulting behaviors.

Constructing a psychological framework for enhancing relational attitudes and behaviour in the South African employment relations context

Text in English, abstracts in English, Afrikaans and Zulu / This research endeavoured to construct a psychological framework for enhancing relational attitudes and behaviour in a South African employment relations context by investigating the relationship dynamics between individuals’ work-related perceptions (perceived organisational support and justice) and work experiences (psychological contract violation) and their relational attitudes (organisational and union commitment) and behaviour (organisational citizenship behaviour and counterproductive work behaviour) in the workplace, as moderated by their personal dispositions (individualism/collectivism) and mediated by organisational cynicism and trust. The associations between individuals’ personal (gender, age, population group and education level) and work-related (employment status, tenure, job level and union membership) characteristics and these dispositional and relational variables were also explored. A quantitative cross-sectional survey was conducted on a purposive sample of employed students registered at a higher education institution (n = 740). Canonical correlation analysis revealed that individuals’ work-related perceptions and work experiences as well as their sense of organisational cynicism and trust were strong predictors of their attitudinal commitment towards their organisations and their organisationally directed organisational citizenship behaviour. Structural equation modelling indicated a good fit between employees’ perceptions of the quality of their social exchange relationship with their employing organisations and their trust in and cynicism towards these organisations as antecedents of relational attitudes and behaviour. Mediation analysis indicated that individuals’ work-related perceptions and work experiences influence their attitudinal commitment to their employing organisations through their sense of organisational cynicism and trust. Moderation analysis revealed that the influence of individuals’ cynicism towards their employing organisations on their attitudinal commitment is conditional upon their level of horizontal collectivism. Multiple regression analysis showed that individuals’ gender, population group, level of education and job level explain their attitudinal and behavioural reactions to work-related perceptions and work experiences. Tests for significant mean differences revealed significant differences in terms of the biographical variables. At a theoretical level, the study extended the understanding of relational attitudes and behaviour and the antecedents thereof in the workplace. At an empirical level, the study delivered an empirically tested psychological framework for enhancing relational attitudes and behaviour. At a practical level, individual and organisational interventions in terms of the psychological framework were recommended. / Met hierdie studie is gepoog om ʼn sielkundige raamwerk daar te stel wat aangewend kan word om werknemerhoudings en -gedrag in ‘n Suid-Afrikaanse arbeidsverhoudinge konteks te verbeter.
