Vem får ligga? : Enhetens handlingsutrymme för sexualitet på LSS-gruppbostäder / Who can get laid? : The head of unit´s room of action for sexuality in LSS group homes

Syftet med vår studie har varit att undersöka vilket handlingsutrymme som enhetschefer har på LSS-gruppbostäder med att ge möjlighet för sin personal att arbeta med brukarnas sexualitet och sexuella hälsa. Vi vill undersöka hur chefen kan stödja personalen i detta arbete. Vi har under vårt arbete valt att benämna våra respondenter till enhetschefer fast vissa respondenter har andra titlar så som verksamhetschef. Alla respondenter i vårt arbete har uttryckt att de har liknande arbetsuppgifter, nämligen att de har huvudansvaret över driften på LSS-gruppbostäder. Vi valde dessa forskningsfrågor att undersöka: Vad har enhetschefer för handlingsutrymme för att stärka brukarna i deras sexualitet? Hur arbetar enhetscheferna med personalen för att ge dem rätt möjligheter för att främja personer med IF sexualitet i det brukarnära arbetet? Vårt resultat från undersökningen baseras på sex kvalitativa intervjuer med enhetschefer inom LSS-gruppbostäder. Vi har sedan analyserat intervjumaterialet med hjälp av Hochschild teori om emotionellt lönearbete och Antonovsky teori om hälsofrämjande ledarskap och KASAM. Som tidigare forskning valde vi ämnena: policy och reglers påverkan på sexualitet, sexuell identitet och chef och personal. Resultaten som vi fått fram av vår undersökning visar bland annat att LSS-gruppbostäderna förlitar sig på kommunens riktlinjer, hur de ska arbeta med brukare och sexuell hälsa. Det finns inga nationella riktlinjer eller policys. Några av våra respondenter svarade att arbetet med sexuell hälsa inte alltid prioriteras eftersom det finns organisatoriska hinder. Det hinns inte med, helt enkelt. Det framkommer i våra intervjuer att personalens känslor får ibland gå före, och brukarens egna sexuella uttryck hindras.

Emotions are a part of social work, and how the employees manage and process them can affect the quality of the services that they provide. It is therefore of importance to explore how social workers can manage and process their emotions and which support and possibilities to do so their organizations provide. This study is based on Hochschild´s theory of emotional labour, using her concept deep acting and surface acting. The aim of this study has been to examine similarities and differences in managing emotions between two different social work practices, one social services unit and one treatment unit. In order to explore this we conducted two focus group interviews, one at each unit. The study showed that both units were affected emotionally by their work and the actions of their clients. The treatment unit appears to primarily use deep acting and the social services unit appears to primarily use surface acting. The need to process their emotions is fulfilled in both places, primarily through collegial support and because they themselves creates the time to process, but the organization does not create any specific space for this.

Bridging Boundaries in the Borderland of Bureaucracies : Individual Impact on Organisational Adaption to Demanding Situations in Civil and Military Contexts

The purpose of this thesis is to reach a deeper understanding of how boundary spanners are bridging boundaries between uniformed bureaucratic organisations and their environment, characterised by demanding conditions. The main part of this thesis is based upon empirical data gathered through 71 interviews with Swedish civil and military informants from several uniformed organisations. Four articles have been included in this thesis in order to address the overarching aim. The results show that boundary spanners are crucial to the adaption of uniformed organisations to demanding conditions. A number of aspects that are included in the process of organisational adaption have been identified. One of the tasks is to balance between structuring and improvisation where much is at stake. The other task is to create confidence among the involved actors and contribute in different ways to create a sense of symmetry between partners. Finally, the third task for boundary spanners is to recognise improvised roles such as spontaneous links in order to maintain stressful conditions and bridge a gap in the bureaucratic organisation.  The present thesis contributes to sociological theory of emotions, disaster management and military studies through a common denominator, namely the demanding context. Taken together, the findings increase awareness of how organisations act towards their environments and how individuals, especially boundary spanners, adapt the organisation to its environment. For leaders and managers, it is important to make decisions, provide mandates and authorisation, as well as invest confidence in boundary spanners. The hierarchical chain may remain in existence, but it can be made shorter and more transparent through this kind of knowledge. / BAKSIDESTEXT: Organisational adaption to the environment is a complex area of research, necessitating enquiry into how such adaption may take place. The relationships between emotional labour, the HEXACO personality traits, work engagement and burnout in the hospitality industry

Thesis (MCOM)--Stellenbosch University, 2015. / ENGLISH ABSTRACT: The flexible nature of the service delivery environment has had a major impact on the functioning of organisations. Managers realise that they need to be flexible and able to change if they want to survive in the long run. Employees are the tools service organisations utilise to make profit in the hospitality industry. The restaurant industry is a highly competitive environment and managers cannot afford poor service delivery from employees. Employees experiencing high levels of job engagement and low levels of job burnout have indicated superior performance and increased financial returns. The primary objective of this research study was to develop and empirically test a structural model that elucidates the antecedents of variance in job engagement and job burnout among frontline waitrons at franchise x in the Western Cape. In addition, the research study investigated whether employees utilise deep acting or surface acting when faced with emotional labour demands. The study investigated whether certain personality traits are more suitable for the industry by investigating whether certain personality characteristics are related to job engagement or job burnout. In this research study, partial least square (PLS) analyses were utilised to test the formulated hypotheses. Quantitative data was collected from 333 frontline waitrons employed at franchise x in the Western Cape. Data was collected specifically for the purposes of the study and participation was voluntary. The survey was distributed at the branches of franchise x. Managers had a week to facilitate their frontline waitrons in the completion of the surveys. The data was kept confidential and anonymous throughout the study. The survey comprised five sections. The first section asked participants for specific biographical and employment information. Subsequent sections measured specific latent variables applicable to the study utilising reliable and valid measuring instruments. These instruments were the Maslach Burnout Inventory (MBI) (Naude & Rothmann, 2004), Ultrecht Work Engagement Scale (UWES) (Schaufeli & Bakker, 2004), HEXACO-PI-R (Ashton, Lee, Pozzebon, Visser & Worth, 2010) and the Emotional Labour Scale (ELS) (Van Gelderen, Konijn & Bakker, 2011). Data was subjected to a range of statistical analyses. The findings shed light on the importance of job engagement for frontline waitrons at the branches of franchise x in the Western Cape. The results indicate that proactive management of job and personal resources and job demands may result in desirable outcomes such as increased job engagement and financial returns. The study provides South African industrial psychologists with much needed insight into the presenting problem within the hospitality industry. With reference to the managerial implications and the recommended interventions, industrial psychologists can ensure retention of job engagement and decrease of job burnout among frontline waitrons within the hospitality industry. / AFRIKAANSE OPSOMMING: Die buigsame aard van die diensverskaffingsomgewing het ‘n groot impak gehad op die funksionering van organisasies. Bestuurders het tot die besef gekom dat hulle buigsaam moet wees asook bereid wees om te verander indien hulle op die lange duur wil oorleef. Werknemers is die gereedskap wat diensorganisasies gebruik om ‘n wins in die gasvryheidsbedryf te maak. Die restaurantbedryf is ‘n hoogs mededingende omgewing en bestuurders kan nie swak dienslewering deur hul werknemers bekostig nie. Werknemers wat hoë vlakke van werksbetrokkenheid (job engagement) en lae vlakke van werksuitbranding (job burnout) ervaar, toon superieure prestasie en verhoogde finansiële opbrengste. Die hoofdoelwit van hierdie navorsingstudie was om ‘n strukturele model te ontwikkel en empiries te toets om die antesedente van variansie in werksbetrokkenheid en werksuitbranding onder eerstelynkelners by franchise x in die Wes-Kaap te verklaar. Met verwysing na die bestuursimplikasies en die aanbevole ingrypings, kan bedryfsielkundiges die behoud van werksbetrokkenheid en ‘n vermindering van werksuitbranding onder eerstelynkelners in die gasvryheidsbedryf verseker.

Des recherches en psychologie fonctionnaliste et en psychologie sociale ont établi de manière robuste l’existence de liens entre les émotions et la cognition, entre les émotions et l’apprentissage de langues et entre les émotions et les performances en langues étrangères. Cette thèse, inscrite dans le champ des sciences du langage - et de la didactique des langues, a pour objectif de décrire et d’analyser les manifestations verbales des émotions dans des entretiens de conseil à partir d’un corpus constitué d’authentiques séquences de travail enregistrées et transcrites. L’analyse porte sur les épisodes émotionnels et sur les énoncés d’émotions dans le contexte de l’entretien de conseil. La méthodologie utilisée pour repérer les épisodes émotionnels comporte deux étapes : une première étape où des signaux linguistiques considérés comme signalant potentiellement une émotion sont repérés, et par accumulation, indiquent des séquences particulières dans les entretiens de conseil, et une seconde étape où les séquences ainsi isolées sont étudiées qualitativement afin de mettre en évidence la présence ou l’absence d’émotion. Sur le plan des épisodes émotionnels, nos analyses mettent en évidence une gamme d’émotions plus large chez les apprenants, et une tendance chez les conseillères à utiliser leurs propres émotions afin d’effectuer du travail émotionnel auprès de l’apprenant. Sur le plan discursif, l’observation des énoncés d’émotions permet tout d’abord de mettre en évidence la place centrale de l’apprenant : une large majorité des énoncés d’émotions désignent en effet l’apprenant comme personne concernée par l’émotion. Par ailleurs, des postures différentes ont pu être identifiées chez les conseillères et chez les apprenants quant à l’utilisation des termes d’émotion. L’apprenant utilise principalement les énoncés d’émotion afin de s’auto-attribuer des émotions tandis que les conseillères utilisent les énoncés d’émotion afin de projeter des émotions chez les apprenants. Les observations effectuées permettent également de mettre en évidence un lien entre les émotions évoquées dans les entretiens de conseil et le déroulement de la formation. De manière générale, les émotions (épisodes émotionnels et énoncés d’émotion) apparaissent comme des indicateurs précis du déroulement de la formation. / Research in functionalist psychology and social psychology has shown the existence of strong relationships between emotions and cognition, between emotions and language learning, and between emotions and performances in foreign languages. This thesis in applied linguistics aims to describe and analyse the verbal manifestations of emotions from a corpus of authentic advising sessions which were recorded and transcribed. The analysis focuses on emotional episodes and emotion statements in the context of advising sessions. The methodology used to identify emotional episodes comprises two stages: in the first stage, linguistic cues are identified as potential signals of an emotion and, when accumulated, indicate particular sequences of speech; in the second stage, these sequences are isolated and qualitatively studied in order to either confirm or reject the presence of emotions. In terms of emotional episodes, the analyses show that learners exhibit a more diverse range of emotions than advisors. There is also a tendency for advisors to use their own emotions while performing emotional work. The observation of emotion statements shows first the centrality of the learner’s position: a large majority of emotion statements indeed involve the learner. Second, different postures were identified between advisers and learners in the use of terms of emotion. When using emotion statements, learners aim to self-assign emotions while advisers use emotion statements to project emotions on to learners. The analysis also helped to highlight the link between emotions expressed in advising sessions and the rhythm of learning. In general, emotions (emotional episodes and emotion statements) appear to be accurate indicators of progress in the learning process.

Care work is not a new subject for feminist research. However, it is still important to study because of the persistent social devaluation of care workers. Financial cutbacks, the intensification of work and the general insecurity of the labour market have meant additional challenges for women, who make up the overwhelming majority of those who perform this type of work. Nowadays, women continue to be over-represented in caring and “emotional” work. In this thesis, I focus on home care work as a particular form of care work and aim to analyse care workers’ emotional management and perceptions of their current work situation. The thesis is based on a qualitative study through interviews with night-time home care workers. Building on the theory of “emotional labour” as presented by Arlie Russel Hochschild (1983) in The Managed Heart, this paper argues that working at night poses additional emotional challenges to an already affected workforce. In a time of prominent challenges in Swedish healthcare, care workers must adapt to new ways of dealing with emotions.

The influence of cognitive intelligence, emotional intelligence, and personality on job performance: proposing a model for personnel selection

Text in English with abstracts in English, TshiVenda and Afrikaans / This research sought to propose a personnel selection model encompassing the influence of cognitive intelligence, ability emotional intelligence, trait emotional intelligence, and personality on job performance. Using a quantitative cross-sectional research design, the researcher investigated the interrelationships between the variables relevant to the study using a convenience sample of N = 299 that consisted of Zimbabwean supervisory and professionally qualified and experienced specialists of different ages and genders, and from different job tenures, and job types. To get a true picture of the relationships between the predictor and criterion variables, the interaction (moderating) effects between the sociodemographic variables (age, gender, job tenure, and job type) and the predictor variables (cognitive intelligence, ability emotional intelligence, trait emotional intelligence, and personality) in predicting the criterion of job performance were also examined. The researcher used correlational and inferential multivariate statistical analysis (structural equation modelling, regression analyses, and tests for significant mean differences) to test the research hypotheses. The results from the study indicated that cognitive intelligence was the best predictor of job performance, followed by ability emotional intelligence, and then by personality. Trait emotional intelligence could not account for any variance in job performance. The results showed significant interaction effects between personality and job tenure (judging-perceiving personality types) and job types (extraversion-introversion personality types) in predicting job performance. Significant sociodemographic mean differences in the levels of the predictor variables were also identified. The identified predictive powers of the variables, the interaction effects between the identified sociodemographic and the predictor variables in predicting job performance, and the significant sociodemographic mean differences in the levels of predictor variables need to be considered for personnel selection practices in order to understand the nature of variables that may enhance or inhibit job performance. Die uitslag van die studie toon dat kognitiewe intelligensie die beste voorspeller van werkprestasie is, gevolg deur vermoë- emosionele intelligensie en persoonlikheid. Eienskap- emosionele intelligensie kon geen rekenskap van enige veranderlike in werkprestasie gee nie. Volgens die resultate is daar betekenisvolle interaksie-effekte tussen persoonlikheid en dienstydperk (keurder-waarnemer persoonlikheidstipes) en die soort werk (ekstroversie-introversiepersoonlikheidstipes) in die voorspelling van werkprestasie. Betekenisvolle sosiaal-demografiese gemiddeldeverskille in die vlakke van die voorspellerveranderlikes is ook aangedui. Die voorspellende kragte van die veranderlikes, die interaksie-effekte tussen die sosiaal-demografiese en die voorspellerveranderlikes in die voorspelling van werkprestasie sowel as die beduidende sosiaal-demografiese gemiddeldeverskille in die vlak van voorspellerveranderlikes moet vir personeelkeuringspraktyke in ag geneem word om die aard van veranderlikes wat werkprestasie kan verhoog of inhibeer, te verstaan. Developments that call for urgent progressive reforms of corrections, thereby fast-tracking the employment of female officers. A qualitative study was conducted to explore the lived work experiences of 17 female correctional officers, at Kgoši Mampuru II Management Area in Pretoria, South Africa, to determine how they shape their work identity in this male-dominated sector. An interpretive phenomenological analysis methodology is applied, informed by the Social Identity Theory (SIT) to conceptualise the factors that shape these officers’ work identity. Themes identified include the role of the corrections environment as a social institution, corrections operating as separate communities, and how being different contributes to the distinct attributes of female correctional officers.
