國民小學學校組織氣候、教師內外控信念與教師組織承諾關係之研究 / A study on the relationships between school climate 、teachers internal-external control and organizational commitment in elementary school

本研究旨在探討國民小學學校組織氣候、教師個人背景變項、學校背景變 項、教師內外控信念與教師組織承諾之關係。從相關理論分析和實證調查 的結果,獲得結論和建議以作為提升或改進國民小學教師組織承諾之參考 。研究樣本來自高屏地區公立國民小學教師,採分層隨機取樣方式,共抽 取76所國小1022位教師,所得有效樣為859人,以組織氣候描述問卷、內外 控量表和組織承諾問卷進行調查研究。根據實證調查結果與討論,本研究 結論歸納如下:一、教師在開放型的學校組織氣候中,組織承諾最高;在 投入型和離心型的學校組織氣候中,次之;而在封閉型的學校組織氣候中 ,組織承諾最低。二、內控型信念教師的組織承諾高於外控型信念教師。 三、學校組織氣候和教師的內外控信念在組織承諾上無交互作用。四、個 人背景變項與教師組織承諾的關係: (一)男性教師在組織認同方面高於 女性教師。 (二)年輕、未婚和新進教師的組織承諾較低。 (三)教師服務 年資愈長,組織承諾愈高。 (四)一般大專院校畢業背景的教師組織承諾 最低。五、小型學校和偏遠地區、鄉鎮地區的學校,教師組織認同高。六 、組織變項對教師組織承諾的影響大於個人屬性變項。七、校長的支持行 為影響教師的組織承諾最大。最後,根據研究結果與結論,對教育行政機 關、師資培育機構、學校校長、教師本身和進一步研究等五方面分別提出 具體建議。

Konflikter på jobbet : En kvalitativ studie om enhetschefens dialog med medarbetarna i konfliktsituationer

<p>The aim of this study was to get knowledge of the communicationprocess between the branch head and the co-worker in communal geriatric care. To narrow it down we focused on how the branch head experience the communicationprocess in conflictsituations between co-workers and what she or he usually do to resolve the conflict. We made qualitative interviews with ten of the branch heads in communal geriatric care, in four communes. The questions we had in mind throughout the study was based on four keywords (communication, leadership, conflict and conflict management) of which we created a narrative story from every interviewing person to get hold of the experience and knowledge behind their interviews. In our analysis as theoretical perspectives we used system theory, communication theory, attribution theory and the philosophy of Dialogue by Martin Buber. Our result show that the communication between both co-workers and the branch head is the most important tool for conflict management. Here lies a well functioning dialogue where the co-workers get the chance to question, be heard and mark their limit. Based on the interviews we saw that no matter how the branch head treat and lead the co-workers, conflict will rise. However, there are a few things pointed out as important to ease the effect on conflict and that is to communicate with straight and forward messages, inform the co-workers what goal the organization has and strive after a mutual relationship between everyone in the organization. The response then show a group of prosperous co-workers that accept the fact that they can have different opinions and yet work in harmony together and come to decisions that benefit the client. Most of our interviewing persons believe that leadership is about self-reflection, humbleness to oneself and others and to know the right time when to set clear boundaries.</p>

Comment le groupe informel agit sur la relation entre le leadership transformationnel et le climat organisationnel

Ce mémoire a pour objet l’influence du groupe informel sur la relation entre le leadership transformationnel et le climat organisationnel. Dans un premier temps, nous examinerons la théorie sur le leadership transformationnel. Le lien entre ce style de leadership et le climat organisationnel est à l’étude, car il semble que ces deux variables sont liés aux perceptions qu’ont les employés de leur vécu en organisation. Les résultats de notre étude confirment effectivement cette première hypothèse. L’objectif central de notre recherche consiste à voir comment le groupe informel agit sur la relation entre le leadership transformationnel et le climat organisationnel. D’abord, nous nous intéresserons sur l’appartenance à un groupe informel comme variable modératrice de la relation entre nos deux autres variables. Par contre, les résultats des analyses présentés n’ont pas réussi à confirmer ce modèle. Ensuite, nous étudierons le groupe informel en tant que variable médiatrice, où le chemin entre le leadership transformationnel et le climat organisationnel serait plutôt indirecte. Nos analyses démontrent que nos trois variables sont corrélées entre-elles, mais qu’en contrôlant pour l’effet du leadership transformationnel, le groupe informel n’est plus lié au climat organisationnel. Nous sommes amenés à proposer que le leadership transformationnel contribue à un contexte organisationnel qui satisfait aux besoins des employés, de sorte que le soutien social fourni par le groupe informel ne comble pas un manque. Ceci viendrait nuancer la dynamique à l’intérieur d’un groupe informel par rapport à ce qu’il apporte à ses membres. / The purpose of this study is to examine how informal work groups influence the relationship between transformational leadership and organizational climate. First, transformational leadership theory will be presented in order to highlight its growing importance in today’s workplace. This particular leadership style and its relationship with organizational climate will be examined, as it would appear that both these concepts play a role in how employees perceive their experiences in the work environment. The results of our study confirm this hypothesis. The central objective of this study is to explore how informal work groups affect the relationship between transformational leadership and organizational climate. We are interested in whether simply belonging to an informal work group can moderate the relationship between transformational leadership and organizational climate. Our results did not succeed in confirming this model. In addition to this, we explore a more indirect pathway, where informal work groups mediate the relationship between our two other variables. We were able to establish correlations between our three variables. Interestingly, when controlling for the effect of transformational leadership, organizational climate and informal work groups are no longer linked. We thus conclude that an organizational situation where transformational leadership is present is better suited to respond to employees’ needs, and that such a situation reduces the necessity of having one’s needs met by informal work group members. If this is the case, the way that informal work groups function may need to be reexamined in regard to the extent that they benefit their members.

Health and quality of care from older peoples' and formal caregivers' perspective

Aim: The overall aim of this thesis was to gain a deeper understanding of older people's view of health and care while dependent on community care. Furthermore to describe and compare formal caregivers' perceptions of quality of care, working conditions, competence, general health, and factors associated with quality of care from the caregivers' perspective. Method: Qualitative interviews were conducted with 19 older people in community care who were asked to describe what health and ill health((I), good and bad care meant for them (II). Data were analyzed using content analysis (I) and a phenomenological analysis (II). The formal caregivers; 70 nursing assistants (NAs) 163 enrolled nurses (ENs) and 198 registered nurses (RNs), answered a questionnaire consisting of five instruments: quality of care from the patient's perspective modified to formal caregivers, creative climate questionnaire, stress of conscience, health index, sense of coherence and items on education and competence (III). Statistical analyses were performed containing descriptive statistics, and comparisons between the occupational groups were made using Kruskal-Wallis ANOVA, Mann-Whitney U-test and Pearson's Chi-square test (III). Pearson's  product moment correlation analysis and multiple regression analysis were performed studying the associations between organizational climate, stress of conscience, competence, general health and sense of coherence with quality of care (IV). Results: The older people's health and well-being were related to their own ability to adapt to and compensate for their disabilities and was described as negative and positive poles of autonomy vs. dependence, togetherness vs. being an onlooker, security vs. insecurity and tranquility vs. disturbance (I).  The meaning of good care (II) was that the formal caregivers respected the older people as unique individuals, having the opportunity to live their lives as usual and receiving a safe and secure care. Good care could be experienced when the formal caregivers had adequate knowledge and competence in caring for older people, adequate time and continuity in the care organization (II). Formal caregivers reported higher perceived quality of care in the dimensions medical-technical competence and physical-technical conditions than in identity-oriented approach and socio-cultural atmosphere (III). In the organizational climate three of the dimensions were close to the value of a creative climate and in seven near a stagnant climate. The formal caregivers reported low rate of stress of conscience. The RNs reported to a higher degree than the NAs/ENs a need to gain more knowledge, but the NAs and the ENs more often received training during working hours. The RNs reported lower emotional well-being than the NAs/ENs (III). The formal caregivers' occupation, organizational climate and stress of conscience were associated with perceived quality of care (IV). Implications: The formal caregivers should have an awareness of the importance of kindness and respect, supporting the older people to retain control over their lives. The nursing managers should employ highly competent and adequate numbers of skilled formal caregivers, organize formal caregivers having round the clock continuity. Improvements of organizational climate and stress of conscience are of importance for good quality of care.

This is a descriptive study with a quantitative approach, aimed to identify the relationship between organizational climate in the NHE regulated in the city of Natal / RN and the job satisfaction among its professionals from the perspective of theoretical issues about Organizational Development. The research was carried out in 13 hospitals with different kinds of sponsorship, 9 public, 3 philanthropic and 1 private. Data were collected using the instrument "organization in hospitals: issues relating to climate and job satisfaction , with 33 professionals appointed and active on NHE. This study obtained an appropriate consent of the Research Ethics Committee of the Hospital of Pediatrics Professor Heriberto Ferreira Bezerra, from the Riograndense Northern League Against Cancer and the Federal University of Rio Grande do Norte. Data collected were organized and treated with simple descriptive statistics. It was observed that from 33 of surveyed people, 93% was female, had an average of 40 years old age, with activity duration between 1 and 2 years (84.9%). Furthermore, 45.5% of industry professionals were nurses. It was identified that professionals working in NHE perceive and experience its work environment as an Organization Structure in construction. It was found that with the exception of the aspects "working life", "socio-cultural" and "organizational culture , the other internal and external factors to the NHE does not have strong expression in the forming of an organizational climate conducive to the development of the sector. It was found that 70% of interviewed perceive the organizational climate as favorable for the industry's progress. Regarding the job level of satisfaction, respondents feel fairly satisfied with the organizational structure. Therefore, the results of this study are suggestive that there is some factor that is greatly contributing to a healthy organizational climate that encourages the industry team members of the NHE present behaviors that identify them as actors committed and satisfied with the work, even face of all obstacles to implementation of epidemiological surveillance. Thus, it is suggested for futures studies to seek to determine how the organizational culture, while significant internal factor, influencing the organizational climate establishment of NHE and therefore the level of job satisfaction and well-being of each members of the team / O N?cleo Hospitalar de Epidemiologia (NHE) constitui em uma organiza??o que apresenta um clima organizacional espec?fico, o qual contribui para o n?vel de satisfa??o laboral dos profissionais que nele atuam. Os dados obtidos foram organizados e tratados com estat?stica descritiva simples. Constatou-se que dos 33 pesquisados, 93,9% eram do sexo feminino, tinham uma m?dia de 40 anos de idade, com um tempo de atua??o entre 1 e 2 anos (84,9%). Al?m disso, 45,5% dos profissionais do setor eram enfermeiros. Identificou-se que os profissionais que atuam no NHE percebem e vivenciam o seu ambiente de trabalho como uma estrutura organizacional em desenvolvimento. Cette recherche a pour objectif d’examiner les effets des dynamiques interactionnelles entre systèmes de valeurs individuelles et organisationnelles sur le fonctionnement des entreprises, dans un contexte de diversité culturelle. Il s’agit d’identifier les valeurs culturelles des managers opérant dans des filiales de multinationales implantées en Tunisie et leur congruence avec les styles organisationnels. Notre intérêt porte particulièrement sur les dimensions liées à la culture et au climat organisationnels et leurs contributions dans le déploiement des comportements de citoyenneté organisationnelle.Les résultats mettent en exergue un style organisationnel intégrateur reflétant une congruence entre les valeurs des managers et les valeurs de l’organisation. L’analyse des comportements et des attitudes des managers a permis d’identifier les styles organisationnels susceptibles de favoriser des comportements de citoyenneté. L’analyse corrélationnelle montre que le climat organisationnel est un bon prédicteur des comportements de citoyenneté. / This research aims to study the effects of dynamic interactional between individual and organizational values system on how firms operate in a context of cultural diversity. It comes to identify the cultural values of managers working in multinational subsidiaries operating in Tunisia and their congruence with organizational styles. Our interest is particularly on dimensions related to organizational culture and climate and their contributions in the deployment of organizational citizenship behaviors. The results highlight an organizational integrator style reflecting congruence between the values of managers and values of the organization. The analysis of the behavior and attitudes of managers identified organizational styles might encourage citizenship behavior. The correlational analysis shows that the organizational climate is a good predictor of citizenship behavior.

O estudo buscou identificar a partir dos indicadores de clima organizacional, a percepção dos professores acerca dos fatores relacionados à cultura escolar, agrupados em duas categorias: zona de visibilidade e zona de invisibilidade. A primeira categoria é composta pelos fatores denominados de comprometimento com o trabalho docente, comprometimento com a aprendizagem dos alunos, comprometimento com a própria formação / qualificação profissional docente - elementos conceituais que têm de ser escritos, pois devem expressar as representações e a linguagem utilizada em documentos escolares. A segunda categoria, zona de Invisibilidade, é composta pelos elementos invisíveis (linguagem não-verbal, cerimônias, ritos, modismos, comportamentos sociais manifestos) que são os valores e as crenças representativas das práticas cotidianas da escola. Assim, investigou-se, como a escola estabelece sua configuração social e se consolida como uma organização viva e dinâmica, cuja disposição interna e cujo funcionamento, resultam do jogo de forças entre as influências externas e as inter-relações dos seus diferentes atores, mesmo estando submetida às normas e ao controle externo dos sistemas escolares. A busca da compreensão da cultura escolar levou à análise de seus símbolos, artefatos, crenças e valores. Os resultados obtidos na pesquisa, permitiram constatar que os professores das escolas pública e particular compartilham das mesmas crenças e se diferenciam quanto aos valores e aos fatores relacionados ao comprometimento, principalmente nas questões relativas à aprendizagem dos alunos mais pobres. Outro dado que se deve considerar como relevante, diz respeito à importância do investimento na própria formação continuada por parte dos professores, tendo em vista que mesmo quando as iniciativas de promoção de cursos e eventos de natureza pedagógica são da escola, os professores da escola pública apresentarem índices de participação inferiores aos dos professores da escola particular. Os estudos sobre cultura, satisfação com o trabalho e de outras dimensões do campo do comportamento da organização escolar no Brasil são escassos. Este estudo pretende contribuir para a ampliação dos conhecimentos no campo da administração da educação, para compreender como as características culturais de práticas pedagógicas ora conservadoras ora inovadoras, se fazem igualmente presentes em escolas que atendem a realidades distintas, organizadas e administradas, de forma diferenciada, interpondo-se e sobrepondo-se a diversos elementos culturais que lhes são contrários, ainda assim eles ganham força e 6 identidade próprias, determinando de maneira singular suas práticas pedagógicas cotidianas e sua cultura escolar. / Salvador

A Study of the School Organizational Climate and the Principal's Leadership Behavior as Perceived by Secondary School Teachers in Bangkok, Thailand

The problem of this study was to determine teachers' perceptions of their school organizational climate, to determine teachers' perceptions of their principal's leadership behavior, and to ascertain the relationships between teachers' perceptions of school organizational climate and principal's leadership behavior. The study had three major purposes. The first was to determine teachers' perceptions of their school organizational climate as measured by the Organizational Climate Description Questionnaire (OCDQ) across selected variables. The second was to determine teachers' perceptions of their principal's leadership behavior as measured by the Leader Behavior Description Questionnaire (LBDQ) across selected variables. The third was to ascertain whether significant relationships existed between teachers' perceptions of school organizational climate and their principal's leadership behavior. Based on the analyses of data, the conclusions could be drawn that: 1. The school organizational climates as perceived by secondary school teachers tended to fall into the closed end of the open-closed climate continuum. It is interesting to note that teachers with more years of teaching experience perceived their school organizational climates as being open. 2. All of the teachers in this study perceived their principal as an effective leader. 3. There was a significant relationship between organizational climate and principal's leadership behavior; however, no matter how teachers perceived their school organizational climate, they still perceived their principal as an effective leader.
