Academic staff working conditions, organizational commitment and performance of Nigerian universities

This thesis explored the academic staff working conditions, organizational commitment and performance of Nigerian universities. There is a general thinking that there has been a decline on the motivation of the average academic staff in Nigerian university system leading to brain drain situation and a decline in quality of performance of the universities. Incidentally, there is limited empirical evidence comprehensive enough to serve as a framework of what the academics need at work to make them more inclined to remain in their universities, including university performance. This thesis explored the topic in a comprehensive way with academics from six Nigerian universities. It answers the question what and how did the perceived obstacles to academic staff organizational commitment and university performance in Nigeria evolve, and what can be done to improve it? The research design was cross-sectional. Qualitative and quantitative information were gathered to uncover the historical origin of the problems; satisfaction with current working conditions, issues of personal growth, organizational commitment, and university performance. A sample of 248 academics participated in the study. Historically, both structural and managerial issues, internal and external factors, were implicated in the evolution of the problems in the university system. Satisfaction with teaching resources and facilities was poorest. Factors important for personal growth were the same as those that would make the academics more inclined to stay, though, concern with basic salary and welfare were more prominent in decision to stay. Reference to comparable situations with colleagues elsewhere was basis for need to improve on some work factors like salary. The thesis concludes that, deficiency-growth factors, intrinsic-extrinsic factors, and equity issues are important in dealing with the organizational commitment and performance problems in the Nigerian universities studied. Sugestions and limitations of the study are provided.

The subject of this dissertation is "Employee motivation structure of a chosen hotel". It is an employee work satisfaction study done at hotel Palace in Prague, which belongs to the Vienna International Hotels & Resorts. Analysis of the current situation as well as recommendations for improvement are included. The paper consists of two parts. The first theoretical part focuses on various concepts in the area of motivation, development of motivational theories, impact of employee motivation on performance and the characteristics of factors affecting work satisfaction. The second part analyses employee work satisfaction and describes the current state of the hotel's motivational structure. The conclusion focuses on suggestions for improvement based on the analysis presented in this paper.

Reorganization on employee satisfaction: The gray area of corporations : A case study on Intel Corporation’s employees

The present thesis exploits a concept that lays in the core of human capital, employee satisfaction, under the context of a proactive organizational change. The prior literature depicts organizational change as a strategy applied to increase the efficiency of the company and its relevance to the market involved. The unique element of the matter is that proactive reorganizations are a product of a structural practice initiated by an entity’s human resources department. The department operates under a standardized model of change, which focuses on addressing the technical discrepancies that may occur in the human capital. Mainly analyzed from a company’s perspective, its influence on the employees involved in the change is often been neglected. The thesis was conducted in an effort to assess the need for a change in the current model in order to better address employee’s needs. To achieve that a sample of 100 Intel employees was used to uncover the state of the employees’ job satisfaction after an organizational change has been taken place. Results of the analysis exhibited above average overall satisfaction scores. The areas that employees seem to be the least satisfied were that of job security and company’s policies. Moreover, the elements of culture and the type of reorganization have also seemed to influence the overall satisfaction scores. Upon viewing the results the authors concluded that a need does exist, for a more interpersonal human resource approach to be incorporated within the current reorganizational model of an entity.

The Psychological Armor of Urban Adolescents: Exploring the Influence of Critical Consciousness and Racial Identity on Career Adaptability

Blustein / Deficit-oriented research has ignored the strengths of urban adolescents of color, perpetuating interpretations that they are deviant and pathological (Spencer et al., 2006). Generally unacknowledged by problem-focused perspectives is how youths of color grapple with vulnerability to negative socialization messages, prejudice and discrimination, thus they possess competencies that warrant attention (Blustein et al., 2010; Franklin, 2004; Nicolas et al., 2008; Spencer et al., 2006). The purpose of this study is to examine psychosocial influences that promote career adaptability in a sample of 84 urban adolescents of color. Exploratory questions about the contributions of critical consciousness and racial identity to career outcome expectations and subjective well-being were investigated. The results of the regression analyses offer support for considering selected racial identity schemas (Helms, 1995b) as integral parts of counseling interventions to promote career adaptability. Internalization was significantly associated with both outcome variables. Additionally, decreased levels of Dissonance and Immersion-Resistance were found to be related to higher levels of satisfaction with school and work. Implications for programming and policy include recognizing and strengthening abilities of high school students of color to value their racial identity in the vocational process. These findings enhance the understanding of urban adolescents' psychological armor against social injustice and add to the career development literature by counteracting the negative portrayal of this group. / Thesis (PhD) — Boston College, 2010. / Submitted to: Boston College. The MAW consists in a method that include, simultaneously, environmental, biomechanical, cognitive, organizational and management issues involved in the work and aims to analyze the environment of work, proposing improvements through ergonomic interventions. The intention of this study was to compare the satisfaction of the employees before and after the MAW interventions. The action-research method was adopted. The results obtained was used to analyze the influence of the MAW on the satisfaction of the employees and to identify which variables influenced in the satisfaction of employees. There was an increase in employee satisfaction of 74.2% in relation to the characteristics related to the space and workplace, 36.6% in relation to the processes, tools and management applied to work and 107.8% in relation to the modification and improvements of the workbench. It is possible to conclude that the MAW allows a deep and methodical analysis respect to the diagnosis phases, analysis and proposes of solutions, besides to involve the employees in a participative approach, which contributed to a success of the interventions and to the improvement of the satisfaction. / Esta pesquisa realizou uma Análise Macroergonômica do Trabalho – AMT em um posto de trabalho, no setor de montagem de uma indústria de móveis. A AMT consiste em um método que contempla, simultaneamente, questões ambientais, biomecânicas, cognitivas, organizacionais e de gestão implicadas no trabalho e possui como objetivo diagnosticar, o ambiente de trabalho, propondo melhorias através de intervenções ergonômicas. O intuito deste estudo foi comparar a satisfação dos colaboradores do posto de trabalho analisado antes e após as intervenções da AMT. A abordagem adotada para a pesquisa foi o método de pesquisa-ação. Os resultados alcançados serviram para analisar a influência da AMT sobre a satisfação do trabalhador, bem como identificar quais variáveis influenciaram na satisfação dos colaboradores que participaram do estudo. Através dos resultados desta pesquisa percebeu-se que houve aumento da satisfação entre os colaboradores em cerca de 74,2% em relação às características vinculadas ao espaço e local de trabalho, 36,6% em relação aos processos, ferramentas e gestão aplicados ao trabalho e 107,8% em relação à modificação e às melhorias da bancada de trabalho. Ao final deste trabalho conclui-se que a AMT permite uma análise profunda e metódica a respeito das etapas de diagnóstico, análise e proposição de soluções, além de envolver os colaboradores através de uma abordagem participativa, o que contribuiu para o sucesso das intervenções realizadas e para o aumento de satisfação gerado.

Den kvalitativa metoden har valts och via intervjuer kom det fram upplysningar som varit värdefulla för att försöka erhålla en förståelse för de berördas upplevelser av omställningsprocessen. Resultatet har visat att bristen eller otydligheten i informationen och kommunikationen har varit det mest kritiska i hela processen. En tystnad rådde under hela processen och de anställda uppfattade sig inte ha någon representant de kunde samtala med och som var insatt i processen. Hela processen kännetecknades av en oro och en mängd spekulationer om vad som skulle hända pågick.</p> / <p>The purpose is to illustrate the feelings co-workers have when facing a forced change and how the process has been handled, starting from the information coming out about giving notice as to identifying the people that need to leave the organization. Interviews with co-workers have been performed and have been connected with relevant theory. The study is limited to the co-workers and their view on change. It is a qualitative study and collection of information was carried out through interviews with employees that have been given notice. The result show that the lack of information has been the most crucial point during the whole process. There was a silence during the whole process and the employees felt they had no representative to talk to regarding more information of what was going to happen. The period was featured by anxiety and rumours about what was going to happen.</p>

<p>En enkätundersökning utfördes på ledare inom olika företag i Örebro och Tranås. Syftet var att jämföra ledares upplevda stressnivå på små, mellanstora och stora företag, samt att undersöka deras stresshanteringsförmåga, hälsa och arbetstillfredsställelse. Enkäten bestod av 117 frågor som mätte olika stressförhållanden som t.ex. kvantitativ överstimulering, rolloklarhet och ledarskap. Vidare mätte enkäten mental och fysisk hälsa, stresshanteringsmetoder, individegenskaper och arbetstillfredsställelse. Ingen signifikant gruppskillnad fanns gällande ledarnas upplevda stressnivå beroende på om de arbetade på ett litet, mellanstort eller stort företag. Ledarna hade en låg upplevd stressnivå, god fysik och mental hälsa och trivdes med sin arbetssituation. Respondenterna använde sig av konstruktiva stresshanteringsmetoder så som förnuftsorientering och uppgiftsorientering. Svagt ledarskap var den faktor som starkast korrelerade med upplevd stressnivå och arbetstillfredsställelse.</p> / <p>A survey was done on leaders in different companies in Örebro and Tranås. The purpose was to compare leaders perceived stress level i small, medium and large companies, and to examine their coping strategies, health and work satisfaction. The survey consists of 117 questions which measured different stress conditions like quantitative over stimulation, roll ambiguty and leadership. Further on the survey measured mental and physical health, coping strategies, individual characteristics and work satisfaction. No significant groupe difference was found for the leaders perceived stress level depending if they worked in a small, medium or large company. The leaders had a low perceived stress level, good physical and mental health and were satisfied with theire work situation. The respondents used constructive coping methods like rational orientation and task orientation. A powerless leadership was the factor that had the strongest correlation with perceived stress level and work satisfaction.</p>

<p> </p><p>To enjoy work, and be satisfied in the work you do, is important to most people. Work scientific research shows that dissatisfaction with physical or the psychosocial work environment often gives negative effects on the performed work. The purpose of our study is to chart the experience in work satisfaction and psychosocial work environment amongst nurses within psychiatric care. It is an empiric cross section study. The participants in the study contains nurses who are either employed on a conditional tenure or have a temporary post (>3 months) in policlinics and wards in general adult psychiatric care (n=126). In the study a PAK/AK questionnaire (psychosocial work environment/ work satisfaction-survey) was used. The form includes 49 questions which were analyzed in the Statistical Package for Social Sciences (SPSS).  The outcome shows that there is a considerable dissatisfaction with salary, advantages, and possibilities for personal development. Nurses who work in policlinics are more satisfied compared to nurses who work in wards. They feel that they have possibilities to decide how the work should be performed, possibilities to learn new things and they feel that they have support from the employer when it comes to education. Almost everyone thinks that it is important to use their capacity and competence in their work. The participants are relatively satisfied with the work climate created by the employer.  The most negative answer as to workload is about the psychological strain, which is to be tired and exhausted after work, and stress. The frequency of psychosomatic pain is low, but the work described as difficult in a mental aspect. The study shows no connection between how work satisfaction can affect the nursing - an important aspect in the nurses work.   <strong></strong></p> / <p>Att trivas på sitt jobb och vara tillfredsställd i det arbete man utför är viktigt för de allra flesta. Den arbetsvetenskapliga forskningen har visat, att missnöje med den fysiska eller psykosociala arbetsmiljön oftast ger negativa effekter för verksamheten. Syftet med studien var att kartlägga upplevelsen av arbetstillfredsställelse och psykosocial arbetsmiljö hos sjuksköterskor inom psykiatrisk vård. Studien är en empirisk tvärsnittsstudie där deltagarna utgörs av hela populationen sjuksköterskor (n =126) som är tillsvidareanställda eller anställda på vikariat (>3 månader) inom öppen och sluten allmän vuxenpsykiatrisk vård inom ett landsting i Sverige. I studien användes frågeformulären PAK/AK (psykosocial arbetsmiljö-/arbetstillfredsställelsekartläggning). Formulären omfattade 49 frågor som bearbetades och analyserades i Statistical Package for Social Sciences (SPSS).  Resultatet visar att det finns ett ansenligt missnöje med lön och andra förmåner, även utvecklingsmöjligheter visar på otillfredsställelse. Sjuksköterskor inom öppenvård uppger att de i signifikant högre grad än kollegorna inom slutenvård har möjlighet att lära sig nya saker i arbetet och att själva bestämma hur arbetet ska utföras. De allra flesta tycker att det är viktigt att få användning för sina anlag och sin kompetens i arbetet. Man är också relativt nöjd med arbetsledningsklimatet. Frekvensen av psykosomatiska besvär är låg, men arbetet beskrivs som mentalt påfrestande. Sjuksköterskor inom öppenvård upplever i högre grad än kollegorna inom slutenvård arbetet som psykiskt tungt. Studien visar dock ingen koppling mellan arbetstillfredsställelse och hur det kan påverka patientens omvårdnad - en viktig aspekt av sjuksköterskans arbete.</p>

Intrapreneurship and corporate entrepreneurship - Attractive concepts for Generation Y?

Purpose: This thesis uses a case study approach. The purpose is to conduct a critical review of the potentiality of intrapreneurship/corporate entrepreneurship to create an attractive workplace that 1) draws Generation Y as potential employees, and 2) retains them by satisfying their demands, unlocking their full potential through motivation. Background: It is now time for Generation Y to enter the workforce and their values and expectations on the workplace is different from the generations before them. This causes difficulties for organisations to attract and retain Generation Y but it is necessary in order to become a competitive performer in the future. In order to attract and retain Generation Y companies need to motivate their employees, foster and encourage creativity, and create an exciting work environment. This can be done through corporate entrepreneurship/ intrapreneurship and it is therefore interesting to see how Generation Y responds to this concept as well as if it contributes in creating an attractive workplace. Method: The authors made use of a mixed method concurrent triangulation strategy within an explorative sequential design. Where qualitative data was gathered through an explorative pre-study and then through case studies with two companies, simultaneously quantitative data was collected through surveys and the study ended with a qualitative confirmatory study where the results of the analysis was tested against a third company. Conclusion: The result of the study indicated that the companies investigated all had a high level of corporate entrepreneurship, it was also confirmed that Generation Y are suited to become intrapreneurs and that they would feel attracted and more likely to retain in an organisation that promotes intrapreneurship. It was furthermore concluded that corporate entrepreneurship contributes in creating an attractive workplace also for non-intrapreneurs.
