O ambiente organizacional, marcado, principalmente, pela competitividade acirrada, vem sofrendo constantes transformações. A resposta adequada a esse ambiente passa pelas pessoas, por isso, desenvolvê-las nas competências humanas que suportem as competências organizacionais torna-se um imperativo. Assim, surge a Educação Corporativa para alinhar a capacitação das pessoas aos objetivos da organização, desse modo, a educação adquire caráter estratégico nas organizações. Entretanto, para averiguar se ela está contribuindo para o alcance desses objetivos é preciso avaliá-la e, com esse intuito, este estudo foi desenvolvido. Desse modo, a presente pesquisa buscou investigar \"como as organizações que se destacam em gestão de pessoas avaliam os resultados em educação corporativa\". Para alcançar esse objetivo geral, foram estabelecidos os seguintes objetivos específicos: descrever o sistema de educação corporativa empregado pelas Melhores Empresas para Você Trabalhar (MEPT) e suas práticas de avaliação de resultados; descrever a organização alvo do estudo de caso e seu sistema de educação corporativa; levantar as práticas e os procedimentos de avaliação de resultados em EC no caso estudado; analisar as limitações, vantagens e tendências de avaliação de resultados em EC na organização investigada. Para a condução da pesquisa, adotou-se a abordagem qualitativa, por meio da realização de estudo junto às MEPT, empregando o método de análise de conteúdo; e da condução de um estudo de caso único junto ao Itaú Unibanco, este último contou com a entrevista semiestruturada como instrumento de coleta de dados. Como principais resultados deste estudo, propôs-se um modelo teórico de avaliação de resultados em educação corporativa e identificou-se uma das principais barreiras à implantação da avaliação em educação corporativa: a criação de uma cultura de avaliação. Por isso, possivelmente, haja poucas organizações que realizam avaliação de suas ações educacionais. Este estudo atingiu o objetivo geral a que se propôs, visto que descreveu o modo de avaliação empregado nas organizações estudadas, identificando um fator contextual que pode interferir nesse processo: a maturidade do sistema de educação corporativa. Uma das principais vantagens apontadas pelos entrevistados no modelo de avaliação de educação corporativa adotado no estudo de caso foi o estabelecimento de parceria com áreas internas especializadas em algum aspecto/etapa da avaliação, o que dá mais credibilidade aos resultados. Por fim, as limitações deste estudo referem-se, principalmente, à forma de generalização de seus achados, pois, ao utilizar o estudo de caso, não é possível generalizar os resultados para outras organizações, mas sim realizar generalizações teóricas. Como estudos futuros recomendam-se a replicação deste estudo em outros casos e o aprofundamento da análise quantitativa, por meio da análise de conteúdo, utilizando técnicas estatísticas avançadas. / The organizational environment, marked mainly by the fierce competitiveness, has been undergoing constant changes. The proper response to this environment is the people, so develop them in human competences that support organizational competences becomes imperative. Thus arises the Corporate Education (EC) to align the capacity of people to the goals of the organization, thus education acquires strategic character. However, to ascertain if it is contributing to the achievement of these goals we must evaluate it and, to this end, this study was designed. Thus, the present study aimed to investigate \"how organizations that excel in people management evaluates the results in corporate education.\" To achieve this overall objective, was established the following specific objectives: to describe the system used by corporate education As Melhores Empresas para Você Trabalhar (MEPT) and their evaluation practices; describe the target organization of the case study and its education corporate system; raising practices and procedures for evaluating results in EC in the case study, analyze the limitations, advantages and trends of evaluation results in EC in the organization investigated. To conduct the research, was adopted a qualitative approach by conducting the study at MEPT, employing the method of content analysis, and conducting a single case study with Itaú Unibanco, the latter had the semi-structured interview as a tool for data collection. The main results of this study, was proposed a theoretical model for evaluating results in corporate education and identified one of the main barriers to the implementation of evaluation in corporate education: creating a culture of evaluation. So possibly there are few organizations that perform evaluation of their educational activities. This study achieved the overall objective to which it has since proposed, because described the method of valuation used in the organizations studied, identifying a contextual factor that can interfere with this process: the system maturity of corporate education. One of the main advantages cited by respondents in the evaluation model of corporate education adopted in the case study was the establishment of partnerships with internal areas specialized in some aspect/stage of the evaluation, which gives more credibility to the results. Finally, the limitations of this study relate mainly to how to generalize their findings, therefore, to use the case study, it is not possible to generalize the results to other organizations, but make theoretical generalizations. As future studies are recommended replication of this study in other cases and further quantitative analysis, through content analysis, using advanced statistical techniques.

Business Intelligence, Analytics and Human Capital: Current State of Workforce Analytics in Sweden

The way organizations make decisions today is very often purely based on intuition or gut-feeling. It does not matter whether decisions are of high risk for the company’s future or not, managers golden-gut is the only thing that determines whether invest- ments should be made or not. Analytics is the opposite of this intuition-based decision making. If taken seriously, almost all decisions in organizations are made on facts that are analytically derived from massive amount of data from internal and external sources such as customer relationship systems to social networks. Business leaders are becoming more aware of analytically based decisions, and some use it more than others. Analytics is usually practiced in finance, customer relationships or marketing. There is, however, one area where analytics is practiced by a small number of companies, and that is on the organization’s workforce. The workforce is usually seen as one of the most complicated areas to practice analytics. An employee is, of course, more com- plicated than a product. Despite this fact, companies usually forget that conducting analytics on employees is very similar to conducting analytics on customers, which has been practiced for many decades. Some organizations are showing great success with applications of Workforce Analytics (WA). Most of these organizations are located in the US or outside of Sweden. This thesis has conducted research on to what extent Workforce Analytics is practiced in Sweden. Empirical findings show that some com- panies use WA in Sweden. The practice is not of highest sophistication of WA. Also, they show aspiration towards the idea of WA and some are locally conducting various of applications.

Double strand break repair within constitutive heterochromatin / Étude de la réparation des cassures doubles brins de l'ADN dans l'hétérochromatine constitutive

L'hétérochromatine, de nature compacte et répétitive, limite l’accès à l'ADN et fait de la réparation des DSBs un processus difficile que les cellules doivent surmonter afin de maintenir leur intégrité génomique. Pour y étudier la réparation des DSBs, nous avons conçu un système CRISPR / Cas9 dans lequel les DSB peuvent être efficacement et spécifiquement induites dans l'hétérochromatine de fibroblastes de souris NIH3T3. En développant un système CRISPR / Cas9 hautement spécifique et robuste pour cibler l'hétérochromatine péricentrique, nous avons montré que les DSB en G1 sont positionnellement stables et réparés par NHEJ. En S / G2, ils se déplacent vers la périphérie de ce domaine pour être réparés par HR. Ce processus de relocalisation dépend de la résection et de l'exclusion de RAD51 du domaine central de l'hétérochromatine. Si ces cassures ne se relocalisent pas, elles sont réparées dans le cœur du domaine de l'hétérochromatine par NHEJ ou SSA. D'autre part, les DSBs dans l'hétérochromatine centromérique activent NHEJ et HR tout au long du cycle cellulaire. Nos résultats révèlent le choix de la voie de réparation différentielle entre l'hétérochromatine centromérique et péricentrique, ce qui régule également la position des DSBs. / Heterochromatin is the tightly packed form of repetitive DNA, essential for cell viability. Its highly compacted and repetitive nature renders DSB repair a challenging process that cells need to overcome in order to maintain their genome integrity. Developing a highly specific and robust CRISPR/Cas9 system to target pericentric heterochromatin, we showed that DSBs in G1 are positionally stable and repaired by NHEJ. In S/G2, they relocate to the periphery of this domain to be repaired by HR. This relocation process is dependent of resection and RAD51 exclusion from the core domain of heterochromatin. If these breaks fail to relocate, they are repaired within heterochromatin by NHEJ or SSA. On the other hand, DSBs in centromeric heterochromatin activate both NHEJ and HR throughout the cell cycle. Our results reveal the differential repair pathway choice between centromeric and pericentric heterochromatin that also regulates the DSB position.

The diploma thesis is dedicated to the intercompany mentoring issue, its thorough description and specific practical application in the company. The objectives are to define the intercompany mentoring as a new form of corporate learning, to analyze it in detail and to assess its benefits to the certain company. Its strengths / weaknesses and the possible opportunities and threats are found in the theoretical part via SWOT analysis. The assessment of intercompany mentoring is based on the interviews with mentors, mentees and last but not least with mentees' superiors. These semi-structured interviews are focused on finding of the strengths / weaknesses and the opportunities or threats. It means that the SWOT analysis is used also in the practical part of the thesis. The output of the thesis is the final resume and my personal improvement proposals. The results of the thesis can help those companies that are looking for new ways to develop their employees or which are hesitating to participate in the intercompany mentoring. HR – stödjande expertis eller ”mjuk polis” : Linjechefers upplevelser av stöd och styrning i interaktionen med stabsfunktionen HR / HR – supportive expert or ”soft police”

Syftet med denna studie är att utforska hur linjechefer inom offentlig sjukvård upplever och hanterar stöd och styrning i interaktionen med stabsfunktionen HR samt hur organisatoriska omvandlingsprocesser såsom New Public Management (NPM) och HR-transformation (HRT) kan förstås utifrån ett relationellt makt- och styrningsperspektiv. Som teoretisk referensram används olika delar av Foucaults maktbegrepp och som analysverktyg styrningsteknikerna disciplinär övervakning, pastoral makt, styrningsrationalitet samt avancerad liberal styrning. För att svara på studiens forskningsfrågor genomfördes semistrukturerade intervjuer med åtta linjechefer på ett landstingdrivet sjukhus. Studiens resultat visar att de HR-områden där linjecheferna upplever HR-stödet som välfungerande är rehabilitering, arbetsrätt och svårare personalärenden. Vidare finns det bland linjecheferna en samsyn kring att rekrytering, administrativ avlastning och mer personlig interaktion, är områden där stödet kan förbättras och utvecklas. Linjecheferna upplever att styrning från HR begränsar deras arbetssituation och handlingsutrymme främst kopplat till administrativa uppgifter samt till lönesättning av nya  medarbetare. Detta  kan  förstås  genom den  detaljstyrning och  kontroll som styrningsidealet NPM och den organisatoriska förändringsprocessen HRT inneburit, och som medfört en förskjutning och förändring av det relationella maktförhållandet mellan linjechefer och stabsfunktionen HR. Den disciplinära övervakningen blir synlig i bland annat linjechefernas rädsla för att gå emot HR:s uppsatta riktlinjer, med oro för sanktioner. Den pastorala makten synliggörs genom linjechefernas sökande efter vägledning och hur HR visar sig villiga att vägleda. Genom att linjecheferna internaliserar och följer organisationens och HR:s riktlinjer, ideal och normer märks verkningarna av styrningsrationaliteten. I HR-frågor där linjecheferna upplever sig som beslutsfattare och fria att välja utifrån HR:s rekommendationer exemplifieras den avancerade liberala styrningen. Genom att applicera de olika styrningsteknikerna på studiens resultat, ser vi att stöd kan fungera som styrning och styrning kan upplevas som stöd. Den dolda styrning som uppstår i det relationella samspelet mellan linjechefer och HR synliggörs med hjälp av dessa makt- och styrningstekniker, vilket möjliggör ett nytt sätt att se på dessa fenomen i interaktionen mellan dessa aktörer.

Kvinnor är idag underrepresenterade i Sveriges ledningsgrupper och det ansvarsområdet som visat sig mest vanligt för kvinnor är professionen HR-chef. HR har under de senaste åren genomgått en förändring mot ett mer strategiskt arbete och börjat representera sitt område i ledningsgrupper. Eftersom HR inte sällan är ett kvinnodominerat yrke innebär det att de ofta träder in i en mansdominerad organisationsmiljö. Vi finner det därför relevant att undersöka hur kvinnliga HR-chefer upplever sin position i ledningsgruppen inom privat sektor med särskilt fokus på ledarskap. Vi ämnar besvara följande frågeställningar: Hur upplever de kvinnliga HR-cheferna sin position i ledningsgruppen inom privat sektor? Hur framställer de kvinnliga HR-cheferna sitt ledarskap? Undersökningen är en kvalitativ studie där valet föll på semistrukturerade intervjuer. Vi har ett urval på sex kvinnliga HR-chefer som arbetar på en mansdominerad arbetsplats och sitter med i ledningsgruppen. De teorier och den tidigare forskning som valts ut har olika utgångspunkter för att kunna bredda vår förståelse av empirin. Slutsatsen av vårt arbete blev att kvinnorna upplever att HR har en självklar roll i ledningsgruppen. Det framkom också att kvinnorna inte ser könsfördelningen i ledningsgruppen som underlig eller att det överhuvudtaget skulle vara skillnad mellan att vara man eller kvinna i deras position. Vi kan dock urskilja outtalade skillnader mellan män och kvinnor.

Réalisée dans le cadre d’un contrat CIFRE, cette thèse étudie la construction, l’appropriation et les effets de la politique d’égalité professionnelle entre les femmes et les hommes chez Orange. Mobilisant la perspective appropriative des dispositifs de gestion enrichie par le concept de logiques institutionnelles, ce travail repose sur un matériau riche et varié : entretiens, données RH, séquences d’observation, documents internes, notamment. Nous montrons que la coexistence de plusieurs conceptions de l’égalité professionnelle au sein de l’entreprise structure fortement l’application de la politique au niveau local, mais également sa construction, qu’il s’agisse de l’accord d’entreprise ou de la politique non négociée. L’analyse conjointe de l’application de la politique et de ses effets, permise par la combinaison de matériaux et de méthodes qualitatifs et quantitatifs, nous donne de plus l’opportunité de comprendre les effets quantifiables (ou l’absence d’effets quantifiables) d’une mesure à l’aune de la manière dont elle est appliquée au niveau local. Nous mettons enfin en exergue les spécificités de la négociation sur l’égalité professionnelle par rapport à d’autres négociations, dues notamment à la transversalité de l’égalité professionnelle à de nombreux processus RH ; et nous soulignons l’importance de la coexistence et de l’articulation de l’accord d’entreprise et de la politique non négociée sur l’égalité professionnelle. / This thesis, written while working under a CIFRE contract, studies the construction, the implementation and the effects of the gender equality policy at Orange. Using the appropriative perspective of management tools enriched by the concept of institutional logics, this work is based on various data, in particular: interviews, HR data, observations, internal documents. We show that the coexistence of various conceptions of gender equality within the company strongly affects the implementation of the gender equality policy within the entities, but also its construction, for both the collective bargaining agreement and the non-negotiated policy. The joint analysis of the implementation and of the effects of the policy, made possible by a mixed-method design, allows us to understand the quantifiable effects (or the absence of quantifiable effects) of a measure according to the way it is implemented within the entities. We underline the specificities of the collective bargaining about gender equality, notably due to the fact that gender equality cuts across various HR processes. Finally, we show the importance of the coexistence and articulation of the collective bargaining agreement and non-negotiated gender equality policy.

The present diploma thesis deals with HR controlling, which represents an effective way for organizations to monitor and assess quantitative and qualitative indicators. HR controlling is an efficient means of demonstrating the contribution of HR managers not only to their departments but also to the overall aims of organizations. The first part of the thesis defines basic theoretical prerequisites concerning the importance of HR management in organization efficiency, the HR system and HR controlling. The analytical part of the thesis begins with the presentation of the BUZULUK, a.s. company. The principal part of the thesis is comprised of a situational analysis, the definition of the needs of internal HR department customers and a new conception of personal indicators. The main aim of the thesis is to analyze the present approach of the BUZULUK, a.s. company to efficiency assessment in the field of human resources and, based on this, to propose a system of efficiency indicators, which might ultimetely help the implementation of HR controlling in the aforementioned company.

This paper analyzes the relevance of succession planning from today's labor market perspective. Consequently, it reviews the reasons, methods and limitations of external and internal hiring concluding that corporations should employ a balance of both. Research shows that succession planning provides a means for organizations to develop, retain and promote internal talent. Because succession planning often consists of opaque processes, emergency planning or unmethodical decisions, the thesis identifies whether succession software on the example of the Business Execution Suite from SuccessFactors can add value to conventional succession planning. Although this Software-as-a-Service solution does offer a variety of best practice tools, the author concludes that the success of a succession program moreover depends on systematic process and role definitions as well as a facilitating corporate culture. Secondary research, internal company documents and an expert interview support the author in finding conclusions.

Možnosti využití sociálních sítí v řízení lidských zdrojů / Possibilities of Using Social Media in Human Resource Management

The presented study focuses on online social media and possibilities of their use in human resource management. The aim of the study is to define recommendations for a more effective application of social media and their tools in HR management, based on an analysis of social media tools and evaluation of results of a research carried out among Czech organizations. The study also attempts to identify the potential use of individual online social media in the respective HR activities. The study consists of a theoretical and an analytical part. The theoretical part first describes social media as a whole and then presents a description of the most common social networking services. The analytical part comprises three chapters. One chapter includes an analysis of social media tools and their potential use in the respective HR activities, while another chapter contains a description and analysis of the results of a research examining the use of social media in HR practice of Czech organizations. The final chapter presents a comparison of the outputs of both analyses. Recommendations for a more effective use of social media in HR practice are then defined based on this comparison. The outcomes of this comparison include the finding that practical use is in accordance with the defined potential only in the case of LinkedIn, which is by far the most used social networking service in Czech organizations. Facebook is the second; however, the extent to which it is used does not fully match the possibilities it offers. This also holds for other social media, particularly in terms of their use for recruitment and HR marketing, the most suitable HR activity for social media. The recommendations defined for using social media in HR practice of Czech organizations therefore mainly include greater diversification of the range of these tools used in recruitment and HR marketing, leading to addressing different types of job candidates and to better employer branding, and screening job candidates on various social networking services, using as many resources as possible.
