Arbetsplatsens lärmiljöer : En organisationspedagogisk studie av konstruerande av lärmiljö i vuxenutbildningsverksamhet / Learning Environments in the Workplace : The Construction of Learning Environments in a VET-program from an Organizational Pedagogical Point of Departure

Today’s research on workplace learning stresses the importance of the environment in which learning takes place. On the basis of an empirical study of a Vocational Education and Training (VET) program this thesis aims to create knowledge about how a learning environment is constructed. Theoretically, the study is based within action theory and takes an organizational pedagogical point of departure. It is rooted both in constructivist theory, as well as draws on the theory of learning as culturally and socially situated. The study is designed as a single case study. Data was primarily collected during periods of field studies through the observation of teachers’ work inside and outside classroom settings; recurring in-depth interviews with six teachers and eight participants, and reflection group interviews with the teachers. The study reveals a difference between participants’ and teachers’ educational goals and ambitions. This is important to acknowledge due to the necessity for the teachers to handle the difference. It gives information on daily work in the VET-program and the important work tasks that emerge. The program is influenced by the ideological foundations developed by its principal organizer, which comes to play as a special way of reasoning, the Yes-thought. Much of the daily work consists of an adjustable way of working and an approach that supports it. However, two tension fields can be identified in which discretion in work tasks is created. The first concerns the approach to work tasks, and is a tension between dynamic and instrumental approaches. The second concerns the organizing of work tasks and is a tension between adjustable and regulating ways of working. Micro context is introduced as a concept, referring to the context of meaning which is created around work tasks. Depending on the micro context’s position in the two tension fields, different conditions of learning can be identified. The micro contexts can then be understood as the learning environments in the work place.

Self-regulatory learning in e-learning : An investigation of the onboarding phase

Organisations are increasingly using e-learning as a tool to train employees due to its flexibility and cost-efficiency. Training and development plays a central part in onboarding of new employees where e-learning is used to help new employees getting up to speed in their roles and become an effective member in the organisation. Self-regulatory learning is an important theory to consider when managing learning in organisations. It provides insight on what learners do in educational environments in order to learn, and what important underlying behaviours that make a learning process flourish. Researchers call for an examination of the learning process of e-learners. Understanding learning processes can deepen our understanding of what support employees need and thereby provide important insights in how to support learners during e-learning. This paper presents a qualitative study, which applies four elements of self-regulatory learning to the phenomenon of e-learning during onboarding in IT-organisations. The aim is to understand new employees e-learning processes in their new roles. Our findings display the prevalent role of goal setting and help seeking during onboarding. This research identifies different types of goals and how a combination of distant and proximal goals provide learners with a good foundation for professional development during onboarding. Furthermore, we acknowledge the importance of help seeking within the organisational context and its vital role in early stages of using e-learning systems.

Les formations intégrées au travail suscitent l’intérêt manifeste des entreprises : elles sont considérées comme plus efficaces et moins coûteuses que les stages de formation classiques.Dans notre recherche, nous étudions un type particulier de formation intégrée au travail : le dispositif d’apprentissage en situation de travail tel qu’il a été conçu par l’association Entreprise & Personnel. Le but de notre travail est de vérifier son efficacité pédagogique.En nous inspirant de Billett (1995, 1996, 2001, 2006) du Workplace Learning et de Pastré (1999, 2005, 2011) de la didactique professionnelle, nous avons formulé 2 hypothèses :-le dispositif AST facilite les processus de transformation du modèle opératif chez l’apprenant ;-le dispositif AST facilite les apprentissages en tant qu’il offre des opportunités de participation qui suscitent l’engagement de l’apprenant.Les observations et les entretiens menés auprès de 21 techniciens de l’entreprise ERDF qui bénéficient du dispositif AST nous ont permis de constater que l’hypothèse 1 est confirmée pour l’ensemble des apprenants étudiés et l’hypothèse 2 pour la majorité d’entre eux.Sur le plan théorique, notre recherche invite à penser l’efficacité pédagogique des dispositifs en termes de transformation de modèles opératifs, d’opportunités de participation et d’engagement individuel. Sur le plan pratique, elle confirme l’intérêt du dispositif AST tout en invitant les professionnels à exercer un regard critique sur la question de la réflexivité et du transfert des apprentissages.Cette recherche s’est réalisée dans le cadre d’un partenariat CIFRE entre l’université Paris Ouest et l’entreprise ERDF. / Currently, in organisations, much attention is given to workplace learning and more specifically, intentional, structured and organised learning on the job. Indeed, this kind of training seems to be more efficient and less expensive than off-the-job training.In our research, we study a specific workplace curriculum which has been developed by Entreprise & Personnel association. The aim of our research is to examine the efficacy of this curriculum.Our theoretical framework draws together the work of Billett (1995, 1996, 2001, 2006) one of leader scholars of the field of Workplace Learning and Pastré (1999, 2005, 2011), one of the key researchers of the francophone field vocational didactic. It allows us to formulate 2 hypothesis:- the curriculum facilitates learnings and in particular scheme transformation process;- this curriculum facilitates learning because it affords opportunities that engage the learner.The data gathering procedures was conducted in the French power distribution company ERDF. They include interviews and observations of 21 technicians. Our findings show that hypothesis n°1 is confirmed for all the participants, and hypothesis n°2 for most of them.Our research invites researchers to examine the efficacy of curriculum in terms of scheme transformation process, workplace opportunities and individual engagement. Our findings confirm the interest of workplace curriculum. At the same time, it invites professionals to think critically of reflexivity and learning transfer questions.Our research was conducted under a partnership between Paris Ouest University and ERDF. It was in part funded by the French national research agency.

Arbetsplatslärande inom Försäkringskassan : Personliga handläggares upplevelse av lärande i det dagliga arbetet

Ett allt vanligare fenomen i dagens arbetsliv är att tjänsteproduktion organiseras efter modeller som i grunden är anpassade för varuproduktion. En av dessa organisationsmodeller är Lean, som har implementerats inom Försäkringskassan. Försäkringskassans byråkratiska organisation har därmed struktureras upp i ännu fler regler, rutiner och processer. Finns det något utrymme för lärande i en sådan organisation? Denna studie har som ambition att bidra till en ökad förståelse för hur lärande i det dagliga arbetet uppstår i en byråkratisk organisation där regler och rutiner är en del av jobbet. Syftet är att belysa personliga handläggares upplevelse av lärande i det dagliga arbetet. Utifrån syftet har följande frågeställningar formulerats; Hur upplever handläggare att styrande rutiner för arbetets utförande inverkar på deras lärande? Hur upplever handläggare att de lär sig av sina kollegor? I vilken utsträckning upplever handläggare att lärande sker över det egna teamets gränser? Studien bygger på en kvalitativ metodansats och åtta semistrukturerade intervjuer har genomförts med handläggare på försäkringskassan. Det empiriska materialet har analyserats utifrån Wengers teori om Communities of Practice. Resultatet visar att regler och rutiner används för att fylla kunskapsluckor och därmed bidrar till lärande. Handläggare lär också i det dagliga arbetet genom social interaktion som bland annat uppstår vid informella diskussioner och formella möten. Interaktionen leder till ett erfarenhetsutbyte mellan kollegor. Genom att ta del av andra myndigheters eller individers erfarenheter och kompetens har handläggarna möjlighet att utveckla ett lärande över gränser. Dock skiljer sig handläggarnas uppfattningar när det kommer till kunskaps- och erfarenhetsutbyte med aktörer utanför Försäkringskassan. / An increasingly common phenomenon in today's working life is that the production of services is organized through production models that originally was created to organize the production of things. One of these organizational models is Lean, which has been implemented within the Swedish Social Insurance Agency. This bureaucratic organization has thus been structured into even more rules, procedures and processes. Is there any room for learning in such an organization? This study is an attempt to contribute to an understanding of how learning in daily work occurs in a regulated organization where rules and procedures are part of the job. The aim of the study is to investigate the social insurance officers personal experience of learning in the daily work. To answer the purpose of the study the following questions has been formulated; How do social insurance officers experience that common routine descriptions of work design influence their learning? How do social insurance officers experience that they learn from their colleagues? To what extent do social insurance officers experience learning over the boundaries of their own team? The study is based on a qualitative method using eight semi-structured interviews with social insurance officers at the Swedish Social Insurance Agency. The empirical data has been analyzed from Wengers theory Communities of practice. The result shows that rules and procedures are used to fill knowledge gaps and thus contribute to learning. The social insurance officers also learn in daily work through social interaction by informal discussions and formal meetings. By studying other authorities or individuals' experiences, the social insurance officers can develop cross-border learning. However, the perceptions of the social insurance officers differ when it comes to knowledge and experience exchange with actors outside the Swedish Social Insurance Agency.

Förutsättningar för kompetensutveckling ur ett medarbetarperspektiv : En kvalitativ studie på en kommunal kostenhet

Studien handlar om att utifrån ett hälsofrämjande perspektiv studera arbetsplatslärande på en kommunal kostenhet i Sverige. Syfte: Syftet var att utifrån ett hälsofrämjande perspektiv undersöka anställdas upplevelser av arbetsplatslärande på individ- och gruppnivå. Metod: Studien baserades på en kvalitativ ansats och empirin samlades in genom tre fokusgruppsintervjuer. Totalt medverkade nio personer från den kommunala kostenheten. Studiens resultat har analyserats abduktivt genom ett hälsofrämjande perspektiv. Teoretisk referensram: Den teoretiska referensramen grundade sig i pedagogiska och hälsofrämjande områden med fokus på arbetsplatslärande och friskfaktorer. Den pedagogiska ansatsen innefattade erfarenhetsbaserat lärande. Studien berör friskfaktorer som begrepp och tillvägagångssätt, genom till exempel sociala relationer och delaktighet. Slutsats: Studiens resultat visar betydelsen av sociala samspel och att ta del av varandras erfarenheter för lärande på arbetsplatsen. Grupperna indikerar på att arbetsplatslärande upplevs ske i det dagliga arbetet på en gruppnivå, dock upplevs ingen större satsning gällande detta. Skapas förutsättningar för detta skulle utveckling på både grupp- och individnivå främjas. Ur ett hälsofrämjande perspektiv kan samtliga ovan nämnda lärande faktorer gynna personalens välmående och kontinuerliga utveckling. / The study is based on a health promotion perspective and involves studying workplace learning on a communal dietary unit in Sweden. The Aim: The aim of this study was from a health promotion perspective examine employees experiences of workplace learning at individual- and group level. Method: The study has been made on a qualitative approach and results have been collected through three focus group interviews. In total, nine people participated from the communal dietary unit. The study's results have been analyzed abductive through a health promotion perspective. Theoretical Framework: The theoretical framework of this essay had its foundation in educational and health promotion areas with focus on workplace learning and wellness factors. The educational approach is based on experiential learning. The study relates to health factors as concepts and approaches, for example through social relationships and participation. Conclusion: The study shows the importance of social interactions and to share each other's experience for workplace learning. The groups indicate that workplace learning is experienced in daily work situations at a group level, but no major effort and investment is experienced in this regard. Creating conditions for this would promote development at both group- and individual level. From a health promotion perspective, all learning factors mentioned above can benefit the well-being and continuous development of employees.

Magister Educationis - MEd / The focus of the study is the teacher in the under-resourced schools in the townships of the Western Cape. The purpose is to discover how teachers learn to cope under adverse working conditions. In a systematic way, we try to uncover what workplace stress is, how it is defined and manifests itself. It also deals with the specific reasons why teachers in South Africa, and especially in poorer schools on the Cape Flats, suffer such heavy stress. A convenient way to examine issues of stress was to approach it from different angles or levels: the classroom level, the staff/relationship level, the organizational level and the Departmental (Governmental) level. At these levels the causes, manifestations and solutions to workplace stress were researched. A qualitative study was done to ascertain first hand from the experiences of affected teachers themselves, how they learnt to cope, how this learning came about and what the specific methods or strategies are which they employ to deal effectively with stress. The study concludes with a general summary of the most salient coping strategies that seem to work for most teachers. Recommendations to address stress at the four levels mentioned are finally made. / South Africa

Exploring the relationship between continuing professional education and job satisfaction for information technology professionals in higher education.

The study had four main hypotheses that examined the relationships between job satisfaction and the reasons for attending continuing professional education (CPE). The purpose of this study was to examine the relationships between training and job satisfaction with the objective of adding to the body of knowledge related to both job satisfaction and training and development. Participation Reasons Scale was used to measure the reasons for attending CPE activities, and the Job in General Scale and Job Descriptive Index was used to measure job satisfaction. The surveys were administered over the Internet to information technology professionals working in higher education. The participants were contacted by email with a message explaining the purpose of the research and a Web link that took the participants directly to the survey. After collecting the data, it was exported into SPSS and analyzed using Spearman Rho and Mann Whitney U statistics and a simple structure exploratory factor to determine any underlying structures between the job satisfaction and CPE.

Transfer of learning: Constraints as experienced by management trainees in a private sector

The goal of learning interventions is to prepare an individual to acquire knowledge, skills and attitudes that will enable him/her to perform better and to be able to handle all the challenges posed by the continuous changing world of work. Transfer of learning to the workplace provides a yardstick to determine whether the goal has been attained or not. This study was conducted to answer the following questions; what is transfer of learning, what constraints have been identified in the existing research on transfer of learning, and what constraining factors prevent management trainees to transfer learning to the workplace in a private sector case study. To answer these questions a mixed research approach (qualitative and quantitative) was used. Triangulation of data was done to ensure reliability. The questionnaire was designed using the Likert rating scale and was used as a quantitative data collection tool for this study. The data was displayed through line and pie graphs for graphical illustrations. The questionnaire was analysed using a hand tabulation data coding table. The questionnaire was distributed to all 34 management trainees and only 17 completed the questionnaires. The qualitative data collection tools consisted of semi-structured and focus group interviews. The literature study pointed out that various researchers identified factors that prevent transfer of learning. The factors are; lack of organisational support, course content that is dissociated from the trainees’ roles and responsibilities in the workplace, trainees’ willingness and readiness. The empirical research findings revealed that organisational factors such as lack of coaching, feedback, mentoring as well as creating an opportunity for trainees to implement the skills and knowledge play a leading role while training and learner factors play a contributing role as constraints to transfer of learning to the workplace. / Dissertation (MEd (Maximising Potential))--University of Pretoria, 2006. / Curriculum Studies / unrestricted

Digitala möten och hur det vardagliga lärandet i vår svenska myndighet påverkas / Digital meetings and how everyday learning in our Swedish authority is affected

Vi går mot ett digitalt samhälle och fler och fler myndigheter jobbar för att deras kunder ska välja deras digitala kanaler först. Covid-19 tvingade även personalen att välja de digitala mötena i första hand. Syftet med uppsatsen är att undersöka hur aktiva de deltagande i de digitala mötena är samt hur det vardagliga lärandet påverkas av de digitala mötesformerna. Författaren har försökt att få svar på dessa frågor genom att genomföra en kvantitativ enkätstudie på Arbetsförmedlingens personal i Blekinge. Sedan restriktionerna för pandemin startade har alla sina interna möten via digitala plattformar och använder sig dagligen av sina kollegor i sitt vardagliga lärande. Resultatet har visat att man kan fortsätta arbeta hemifrån efter pandemin ett par dagar i veckan, men på grund av stängd kamerafunktion och teknikstrul så har det varit svårt att aktivt delta i mötena. Att ta till sig av det vardagliga lärandet går, men den spontana frågan man brukar ställa när man ser en kollega i korridoren uteblir och det blir i stället ett letande efter vem som man känner att man kan störa. Slutsatsen är att hade verktygen fungerat som de ska så hade fler varit aktiva i de digitala mötena men att saknaden av kollegor gör att man behöver vara på arbetet mycket för att det vardagliga lärandet ska fungera smidigare.
