Syftet med denna studie är att undersöka samt analysera hur linjechefer upplever ett centraliserat HR-stöd. Studien är en kvalitativ fallstudie och har genomförts inom Falu kommun bestående av nio kvalitativa intervjuer med linjechefer. HR-funktionen består av många olika avdelningar och i denna studie har en avgränsning gjorts till HR-center. Efter de genomförda intervjuerna sammanställdes och analyserades resultatet utifrån litteratur och tidigare forskning. Detta för att tolka den insamlade empirin i förhållande till teori. Efter genomförda intervjuer visar sig linjechefernas upplevelser vara varierande. Studien visar att linjecheferna upplever ett professionellt stöd och bemötande från HR-center. I resultatet framgår det att relationen mellan parterna är enormt betydelsefull, men även en förutsättning för samarbete. Ur resultatet framkommer det förväntningar om att HR-center ska vara lättillgängliga och kunna stötta med sin specialistkompetens inom HR-området. Resultatet synliggör att flertalet linjechefer upplever det fördelaktigt att HR-funktionen är centraliserad. Organiseringen skapar möjlighet till specialistkunskap hos HR-specialisterna vilket främjar chefsstödet. Det framkommer att den personliga kontakten är meningsfull för linjecheferna, men flertalet betonar att det försvåras av att HR-funktionen är centraliserad / The aim of this essay is to investigate and analyze how line managers experience the support of a centralized HR function. The study is a qualitative case study and has been conducted within Falu Municipality consisting of nine qualitative interviews with line managers. The HR function consists of many different departments and in this study a demarcation has been made to the HR center. After the interviews, the results were compiled and analyzed based on literature and previous research. Therefore it was possible to interpret the collected empiricism in relation to theory. After the interviews, the line managers experiences turned out to be varied. The study shows that the line managers experience a professional support and response from the HR center. The result also presented that the relationship between the parties is important, but also a prerequisite for cooperation. Furthermore, the result shows expectations that HR center should be easily accessible and have the ability to support with their knowledge. The result states that most line managers find it useful that the HR function is centralized. The organization creates the opportunity for specialist knowledge of the HR specialists, which promotes support to the line managers. It turns out that the personal contact is meaningful to the line managers, but it also confirms that it is made more difficult by the fact that the HR function is centralized.

In recent years, new developments have challenged traditional definitions of what HR work should consist of. Purpose: By looking at management development from a business driven perspective, the purpose of this thesis is to investigate how the HR function endorses management development to suit the needs of the business. Course of action: The dynamic-comparative case study method has been used with both quantitative and qualitative approaches to generate a midrange theory. Results: The HR function must become a strategic business partner with credibility from the business in its work. Thereafter the HR function should focus to develop the individual manager's behaviors and skills through a semi- in-house approach. Also the HR function can bring added value to the business by assessing management development in accordance to hard measurements to the greatest possible extent.

Vikten av en ledande HR-funktion vid större organisationsförändringar : Förändring kräver mod, vilja och uthållighet

Denna studie syftar till att öka förståelsen för hur en HR-funktion med hjälp av olika HR-aktiviteter, kan främja implementeringsprocessens resultat före, under och efter en större organisationsförändring. Studien utgår från en kvalitativ metod med kvantitativa inslag och bygger på en abduktiv ansats. Insamling av primärdata bygger på semistrukturerade intervjuer och en enkätundersökning med medarbetare, förändringsledare, HR-funktion och ledning inom förvaltningen support och lokaler i Skellefteå kommun. Resultatet av studien tyder på att även om det finns en väletablerad HR-funktion inom organisationen, så återfinns barriärer som försvårar implementeringens senare del, där HR-aktiviteter har använts under förändringsprocessen. Studien kan därmed ses bidra till en djupare förståelse kring hur en HR-funktion tillsammans med HR-aktiviteter kan främja resultatet av större organisationsförändringar under hela processen. Vårt resultat belyser även att HR-aktiviteter kan ha en betydande roll för huruvida resultatet av en större organisationsförändring kan anses som lyckad eller ej. Vi ser därför att vårt resultat kan fungera som ett stöd för en ledning som har för avsikt att genomgå en större organisationsförändring med stöd från en HR-funktion. Det omorganiserade personalarbetet : Linjechefernas uppfattning av en centraliserad HR-funktion

Syftet med denna studie var att undersöka samt analysera hur linjechefer uppfattar en centraliserad HR-funktion, då tidigare forskning påvisar att en HR-transformation kan innebära utmaningar. Det har tidigare konstaterats att samspelet mellan linjechefer och HR-funktionen påverkas av omorganiseringen och aktörerna måste inta nya roller samt förvärva nya kunskaper. Tidigare forskning belyser även att det som förefaller effektivt på en övergripande nivå inte alltid upplevs som effektivt för linjecheferna och därmed behöver linjechefernas åsikter beaktas. Studien bidrar till att synliggöra utvecklingsmöjligheter och förhoppningen har varit att HR-center inom en offentlig organisation ska kunna använda resultatet för att generera ett ändamålsenligt stöd. Studien har genomförts inom Falu kommun som nyligen har genomgått en HR-transformation. För att uppnå syftet har en kvalitativ fallstudie med åtta semistrukturerade intervjuer genomförts. Resultatet från intervjuerna har sedan analyserats utifrån tidigare forskning inom ämnet för att kunna förstå vad empirin säger i förhållande till teori. Resultatet visar på att en centraliserad HR-funktion skapar en större styrka till organisationen, genom att HR-specialisterna kan utbyta kunskaper med varandra. HR-transformationen medför dock nya tillvägagångssätt för att hantera personalfrågor och linjecheferna saknar den personliga kontakten. Den nya shared service-organisationen som innebär att linecheferna ska kunna söka ett mer specialiserat stöd hos olika HR-funktioner, leder till att linjecheferna har många olika HR-handläggare i olika ärenden. Respondenterna är överens om att detta är en av baksidorna med HR-transformationen och efterfrågar kontakt med en specifik HR-medarbetare. Linjechefernas anställningstid har betydelse för hur omorganiseringen uppfattas. De linjechefer som varit med under HR-transformationen saknar i större utsträckning en HR-medarbetare på plats. För att HR-funktionen ska få en förståelse för linjechefernas arbete behöver de vara mer närvarande ute i organisationen. Till skillnad från tidigare forskning förefaller det dock finnas en tydlig arbetsfördelning och linjecheferna ser personalansvaret som positivt. Sammanfattningsvis uppfattar linjecheferna den centraliserade HR-funktionen som positiv, HR-medarbetarna är kunniga och stöttande i alla personalärenden. Det finns dock utvecklingsmöjligheter att ta i beaktande för att HR-transformationen ska skapa värde och effektivitet för såväl linjechefer som för HR-funktionen. / The purpose of this study was to investigate and analyze how line managers perceive a centralized HR function, as previous research shows that an HR transformation can pose challenges. It has previously been found that the interaction between line managers and the HR function is influenced by the reorganization and the operators must take on new roles and acquire new knowledge. Earlier research also highlights that what seems to be effective at an overall level is not always perceived as effective for the line managers and thus the line managers' views need to be considered. The study contributes to highlighting development opportunities and the hope has been that HR centers within a public organization should be able to use the results to generate appropriate support. The study has been carried out within Falu commune which has recently undergone an HR transformation. To achieve the purpose, a qualitative case study with eight semi-structured interviews has been conducted. The results of the interviews have then been analyzed based on previous research in the subject in order to understand what the empiricism says in relation to theory. The result shows that a centralized HR function creates a greater strength for the organization, because the HR specialists can exchange knowledge with each other. The HR transformation, however, entails new approaches to managing personnel issues and the line managers lack the personal contact. The personal contact does not necessarily mean that there is an HR employee out in the administrations. The new shared service organization, which means that the line managers should be able to apply for a more specialized support from different HR functions, leads to the line managers having many different HR managers in different cases. The respondents agree that this is one of the back sides to the HR transformation and asks for contact with a specific HR employee. The line managers' employment period is important for how the reorganization is perceived. The line managers who participated in the HR transformation lack a HR employee on site to a greater extent. For the HR function to gain an understanding of the work of the line managers, they need to be more present in the organization. However, unlike previous research, it seems that there is a clear division of labor and the line managers see personnel responsibility as positive. To sum up, the line managers perceive the centralized HR function as positive, the HR employees are knowledgeable and supportive in all staff matters. However, there are development opportunities to consider in order for the HR transformation to create value and efficiency for both line managers and for the HR function.

Introduction: HR departments have been developed to take care of the organizations most important resource: the human being. HR as a function has however faced criticism claiming that the function does not entail any value to organizations. The rest of the organization often have a hard time understanding what HR’s daily work means and thereof not having a clear image of the function’s purpose or the function’s role in the organization   Aim: The purpose of this study is to describe the relationship between the organization's view of the HR department (image) and the HR department's image of themselves (identity) in order to create a greater understanding of how the HR function successfully can be a well-functioning resource in an organization's overall business.   Methodology: The study was conducted in the form of a case study. We have approached the issues by taking different perspective into account, which includes HR, managers and employees. The research has a qualitative research strategy with an abductive approach where data collection is done through qualitative interviews   Results: The study has resulted in different perceptions of what HR's identity is, and different perceptions of what HR's image is. Depending on which work group who answered, we also got different answers on what the HR function’s identity and image is. Although the images are different, the results shows that the HR function is actually needed and the function is proving to be useful, but it can be more useful to the organization in general. The study's contribution to the theory is a model that shows the potential enhancement to give HR more space in the business. / Inledning: HR-avdelningar har växt fram för att ta hand om organisationers viktigaste resurs, nämligen människan. HR som funktion har dock fått möta kritik som hävdar att funktionen inte medför något mervärde till organisationer. Det beror ofta på att övriga organisationen inte förstår vad HRs dagliga arbete och därav inte har någon klar bild över funktionens syfte och roll i organisationen.    Syfte: Syftet för studien är att beskriva relationen mellan organisationens bild av HR-avdelningen (image) och HR-avdelningens bild av sig själva (identitet) för att därigenom skapa en större förståelse för hur HR-funktionen på ett framgångsrikt sätt kan vara en väl fungerande resurs i en organisations övergripande verksamhet.   Metod: Studien har genomförts i form av en fallstudie. Vi har närmat oss frågeställningarna genom att ta hänsyn till olika perspektiv som innefattar HR, chefer och medarbetare. Forskningen har en kvalitativ forskningsstrategi med en abduktiv ansats där datainsamling sker genom kvalitativa intervjuer.   Resultat: Studien har resulterat i olika uppfattningar kring vad HRs identitet är, samt olika uppfattningar kring vad HRs image är. Beroende på vilken arbetsgrupp som svarat har vi också fått olika svar på vad HR-funktionen identitet och image är. Trots att bilderna skiljer sig åt visar resultatet på att HR-funktionen faktiskt är nödvändig och att den uppfyller en nytta, men att den absolut kan bli mer användbar för organisationen i övrigt. Studiens bidrag till teorin är en modell som visar på en potentiell förbättring för att ge HR mer utrymme i verksamheten.

Syfte: Syftet med studien är att skapa förståelse för en organisations specifika onboardingprocess och vilka delar som beskrivs viktiga för att en nyanställd ska komma in i sin roll samt organisationen utifrån HR-funktionens, chefer och nyanställdas perspektiv. Förhoppningen med studien är också att nyckelpersoner inom onboarding kan använda sig av studiens resultat för att reflektera över hur onboardingprocessen upplevs och fungerar i deras organisation. Metod: Studien är en kvalitativ fallstudie med induktiv ansats. Det empiriska materialet har samlats in genom semistrukturerade intervjuer. Intervjuerna genomfördes med fem tjänstemän, två chefer och en HR-manager. Slutsats: Studien framställer flertalet centrala delar med onboardingprocessen utifrån de tre perspektiven. Det mest centrala under processen, i det specifika fallet, är att kunna arbeta med individanpassning för att möta samtliga behov. Även tidsaspekten är en av de mest centrala delarna som påverkar upplevelsen av onboarding. / Purpose: The purpose of this study is to create an understanding of an organisation’s specific onboarding process. The aim is also to provide an understanding of the essential parts in adapting to the position and organisation described by the HR-function, managers and officials. The results of the study will hopefully provide key individuals in the field of onboarding with the opportunity to reflect on how the onboarding process is experienced and how it functions in their organisation. Method: This study is a qualitative case study with an inductive approach. The empirical material has been collected through semi-structured interviews. The interviews were conducted with five officials, two managers and one HR manager. Conclusion: This study highlights a number of essential parts regarding the onboarding based on the three perspectives. The most essential part in this specific case is being able to work with individual factors to satisfy the needs of the new employee. The aspect of time is also one of the most essential parts that will affect the experience of onboarding.

Bakgrund: Globaliseringen har föranlett en ökning av multinationella företag. De multinationella företagen har genom olika internationaliseringsstrategier fått en framstående roll som starka aktörer på det globala planet. Internationaliseringsstrategierna ses som nödvändiga för att bibehålla konkurrenskraftighet i en föränderlig värld. Dock ses en avsaknad av HR funktionens integrering i förhållande till multinationella företags internationalisering i teorin. Syfte: Att beskriva till vilken grad HR funktionen i multinationella företag är internationaliserad i förhållande till struktur, strategi och kultur. Metod: Studien tillämpar en induktiv ansatsmetod med inslag av deduktion, deduktionen representeras genom en inramning av syftet som gjorts för att skapa en viss förförståelse. Studien är en fallstudie av kvalitativ karaktär. I studien har empirin samlats in genom tre datainsamlingsmetoder: semistrukturerad intervju, dokumentundersökning samt skriftlig strukturerad intervju. Empirin har vidare tillsammans analyserats genom en tematisk analys. Den tematiska analysen genererade tre huvudteman: Moderlandets påverkan i multinationella företag, Lokala anpassningar i en internationell kontext och Globala utmaningar i en föränderlig värld. Respektive huvudtema innehåller tre underteman, som förankrades i relevant teori. Studien präglas av konstruktionism och ett tolkande förhållningsätt. Slutsats: HR funktionen i multinationella företag är till viss grad internationaliserad i förhållande till struktur, strategi och kultur. Vidare ges en beskrivning i form av en slutgiltig modell som visar faktorer som främjar och hämmar graden. / Background: Globalization has led to a rise of multinational companies. Through various internationalization strategies, multinational companies have gained a prominent role as strong players on the global stage. Internationalization strategies are seen as necessary to maintain competitiveness in a changing world. However, there is a lack of integration of the HR function in relation to the internationalization of multinational companies in theory. Purpose: To describe the degree to which the HR function in multinational companies are internationalized in relation to structure, strategy and culture. Method: The study applies an inductive approach with elements of deduction, the deduction is represented by a framing made to create a certain pre-understanding. The study is a case study of a qualitative nature. In the study, the empirical data has been collected through three data collection methods: semi-structured interview, document review and written structured interview. The empirical data has furthermore been analyzed together through a thematic analysis. The thematic analysis generated three main themes: the influence of the motherland in multinational companies, local adaptations in an international context and global challenges in a changing world. Each main theme contained three sub-themes, which were embedded in relevant theory. The study is characterized by constructionism and an interpretive approach. Conclusion: The HR function in multinational companies is to some extent internationalized in terms of structure, strategy, and culture. Furthermore, a description is given in the form of one final model showing factors that promote and inhibit the degree of internationalization.
