<p>The transformational leadership and the Swedish Armed Forces’ basic outlook on pedagogy are two factors that affect a Swedish military officer. The author has identified a need of understanding the process of personal development. An understanding that couldn’t be supplied by the transformational leadership but that was found in the Swedish Armed Forces’ basic outlook on pedagogy. This essay’s purpose is to analyze and describe how the roles of the leader and the teacher are portrayed in the Swedish Armed Forces’ basic outlook on pedagogy and the transformational leadership. The essay’s aim is also to evaluate what value the Swedish Armed Forces’ basic outlook on pedagogy can add to the transformational leadership. Important conclusions in the essay are that the understanding of the collective’s influence on its members and surroundings could possibly be used as a means to spread the transformational leader’s visions and goals. Both in the form of intentions and in the form of a critical approach to knowledge in order to stimulate the individual development. This also helps to capture moments where learning can be achieved even when the leader isn’t present. As an added bonus the Swedish Armed Forces’ basic outlook on pedagogy offer a wider insight in the individual’s needs to grow but also how the proper conditions for development are created.</p>

Selecting a new leader : Identifying and recruiting leaders with the ability to lead others to lead themselves

The meaning of the word leadership is changing over time, and so is the role of the leader. Organisational labour is today required to be more self-governing as organisational tasks are moving towards a more flexible and independent nature. This requires a leadership able to inspire and motivate independent performance by acting as an inspirational mentor or coach (Bass and Riggio (2005). Those leaders and that style of leadership have many names, but in our research they are titled as Transformational and Charismatic leaders, as well as Super Leaders. Perhaps they are best described by using Vardiman et al (2006:97) own words: “the most effective leaders teach others to be effective leaders of themselves and others." Identifying, selecting and recruiting the right leader are a competitive advantage and an important success factor (Fernández-Aráoz et al, 2009). The objective of this thesis is therefore to gain knowledge in the manners present when charismatic and inspirational leaders with the ability to lead others to lead themselves are identified, recruited and selected. We judge gaining understanding in how to identify, attract, select, recruit and keep leaders with this special leadership style as a vital knowledge in today’s highly competitive business world. This thesis approaches leader recruitment from both an external and internal perspective by conveying dialogues with recruitment consultants as well as with a HR-manager. The thesis further raises the question whether the inspirational and charismatic leadership style is appropriate in all type of organisations and here focus on organisational culture as a key determinant when recruiting leaders.

De senaste åren har Försvarsmakten genomgått en stor förändring från invasionsförsvar till ett flexibelt insatsförsvar. I takt med denna förändring har även karaktären på de uppgifter som insatsförsvaret ställs inför ändrats. Ett exempel på detta är insatsen i Adenviken där hotet är i form av små snabba fartyg med mål och medel som sträcker sig utanför en reguljär styrkas. En av Sjökrigets grundregler är förmågan till taktikanpassning. Detta innebär att man drar erfarenheter från de attacker eller anfall som genomförs, tar lärdom av dessa och utefter denna lärdom tänker nytt för att nå framgång i nästa drabbning. Denna förmåga ses som extra eftersträvansvärd i dagens försvar då tempot i krigföringen och förvirringen ökat i samband med att hotet tenderar att bete sig asymmetriskt. Syftet med denna uppsats är att på ett övergripande plan undersöka förhållandet mellan den ledningsmetod och den ledarskapsmodell Försvarsmakten antagit och de koncept för krigföring försvaret förfogar över, dvs. ledningen och ledarskapets förhållande till taktiken. Det undergripande målet har varit att undersöka vad som förutsätter effektiv taktikanpassning och om de ledar- och ledarskapsmetoder Försvarsmakten antagit bidrar till en effektivare taktikanpassning. Detta är gjort utifrån två fallstudier från det andra slaget om Syrtenbukten 1942 och slaget om Latakia 1973. / In the recent years, the Swedish Armed Forces have undergone a great change from the invasion oriented defence to a flexible operational defence. This change has also meant that the character of the missions given to the Navy has changed. One example is the effort in the Gulf of Aden where the threat is in the form of small fast ships with means and ends that extend beyond a regular part. One of the basic rules of naval warfare is the ability to adapt tactics. This means that you draw experience from the attack carried out, learn from these lessons, and along this new thinking to achieve success in the next battle. This ability is seen as additional desirable in contemporary warfare when the tempo and the confusion are increased when the threat tends to behave asymmetrically. The purpose of this paper is to globally examine the relationship between the management approachand the leadership model adopted by the Swedish Armed Forces and the concept of warfare that the Swedish Armed Forces possess, i.e. management and leadership relative to the tactics. The arrest in the case has been to explore what requires adaptation and effective tactics of the leadership and management practices adopted by the Swedish Armed Forces contribute to more effective tactics adjustment. This is done based on two case studies from the Second Battle of Sirte in 1942 and the Battle of Latakia in 1973.

The purpose of this study is to research the relationships among leadership style, team cohesion, collective efficacy, organizational justice, and organizational capital. This study used the questionnaires as a measurement tool to research, and the questionnaires samples was drawn out from CSBC Corporation, Taiwan all engineers, managements, engineer assistants, and management assistants, the writer released 460 questionnaires to them, eventually ended up effective 375 questionnaires with 82.06% return rate. The findings are as follows. 1. The transformational leadership has positive influence on intellectual capital including human capital, structural capital, and social capital, and the transactional leadership have positive influence on structural capital, but have not any influence on human capital and social capital. 2. Team cohesion merely has partial medium on the relationships among transformational leadership, human capital and structural capital; Team cohesion has full medium on the relationships between transformational leadership and social capital. 3. Collective efficacy has full medium on the relationships between transformational leadership and human capital; Collective efficacy merely has partial medium on the relationships among transformational leadership, structural capital and social capital. 4. Organizational justice has full medium on the relationships between transformational leadership and human capital; Organizational justice merely has partial medium on the relationships among transformational leadership, structural capital and social capital.

Önskvärda Kompetenser i en förändrad Försvarsmakt

In the latest years the Swedish armed forces have gone from an armed force with conscripts to voluntary men and women. When the basic training is voluntarily may the question be if the new men and women have the same approach to Desirable competences and pedagogy that is used by their officers during their training. Desirable competences are a part of the model transformational leadership and are divided into task related competence, management competence, social competence and capacitate to cope with stress. To deal with this problem I have used questionnaires from conscripts and a new questionnaire made on voluntary recruits. I have compared the results in a case study method and it shows a positive progress from the recruits view how the officers use examples from the transformational leadership. The study shows that recruits want officers to make demands, motivate and inspire them. The recruits want to know the goal with the education and they want the officers to make demands on them. / Försvarsmakten har de senaste åren gått från värnplikt till en Försvarsmakt som bygger på frivilliga män och kvinnor. När grundutbildningen är frivillig kan männen och kvinnorna ha en förändrad syn på önskvärda kompetenser och pedagogik som används av officerarna under utbildningen. Önskvärda kompetenser är en del av Utvecklande ledarskap och kompetenserna är uppdelade i Fackkompetens, Chefskompetens, Socialkompetens och Stresshanteringsförmåga. För att hantera problemet har jag använt enkätundersökningar från värnpliktiga och en ny enkätundersökning gjord på rekryter. Resultaten från dessa har jämförts utifrån en fallstudiemetod och det visar en positiv utveckling i hur rekryterna ser på att officerarna använder exempel från utvecklande ledarskap. Undersökningen visar också att rekryterna vill att officerarna skall ställa krav, motivera och inspirera. Rekryterna vill veta målet med utbildningen och de vill att officerarna ställer krav på dem.

The Transformational Leadership Process : Antecedents, Mechanisms, and Outcomes in the Social Services

Social service organizations have changed dramatically during the last decade in an effort to increase effectiveness and control. This has placed new demands on those in leadership roles, and the need for knowledge of how to lead these transformed organizations has increased. Transformational leadership is a leadership model based on vision and empowerment, one suggested to increase both employee effectiveness and well-being, but the usefulness of this model in the public sector has been questioned. The general aim of this thesis is therefore to increase our understanding of the transformational leadership process in the context of social service organizations by investigating factors that explain when and why transformational leadership emerges and is effective. Questionnaire data from social service employees as well as interview data from managers were used in three empirical studies. Results from Studies 1 &amp; 2 show that transformational leadership is positively associated with employee outcomes including commitment, role clarity, and well-being. Factors that might influence the effectiveness of transformational leadership were addressed in Study 1. It was found that leader continuity enhanced the effect of transformational leadership on role clarity and commitment, indicating that it takes time before transformational leaders actually have an effect on employees. Furthermore, co-worker support enhanced the effect on commitment, reflecting the role of followers in the transformational leadership process. The way in which transformational leaders influence employees was examined in Study 2, and climate for innovation mediated the relationship between transformational leadership and well-being both cross-sectionally and one year later. Finally, organizational factors that may hinder the emergence of transformational leadership were addressed in Study 3, and newly recruited managers were interviewed during their first year of leadership. Eight hindering factors in the organization to exhibit transformational leadership were identified, including the organizational structure, ongoing change, and the leaders’ working conditions. In all, this thesis has demonstrated the usefulness of transformational leadership in social services in terms of being associated with employee positive attitudes and well-being, and has also identified factors that may both help and hinder the transformational leadership process in this context.

I denna studie undersöks det ledarskap som idag bedrivs inom Skånes kommunala verksamheter, utifrån nio ledarskapsstilar som är kompatibla med organisatorisk framgång världen över. Frågeställningen ”Finns det några skillnader mellan manligt och kvinnligt ledarskap i Skånes samtliga kommuner, studerat utifrån McKinseys nio ledarskapsstilar?” har syftet att undersöka eventuella könsskillnader i ledarskap.Fördelningen i studiens population har syftet att kartlägga samt studera de skillnader det manliga och kvinnliga ledarskapet kan ge exempel på. Urvalsgruppen har således fått svara på en enkät behandlande de områden de eventuellt kommit i kontakt med under sin chefskarriär och därmed fått bedöma sitt agerande.Enkäten skickades ut till totalt 101 chefer, fördelat på 54 män och 47 kvinnor, inom Skånes samtliga 33 kommuner. 65 svar erhölls, fördelat på 31 kvinnor och 34 män. Deltagarnas chefstitlar var bland annat ekonomichef, personalchef samt informationschef.Resultatet visade att vi inte kunde redovisa någon signifikant skillnad mellan kvinnor och mäns ledarskapsstilar. Inte heller kunde ett utmärkande medeltal, dvs. en större skillnad mellan de manliga och kvinnliga medelvärdena, påvisa märkbara skillnader delfrågorna emellan. Endast 5 av 38 frågor visade sig avvika ifrån det generella resultatet. Där vi kunde se en antydan till signifikanta skillnader mellan könsgruppernas svar. Studiens slutsats blir därmed att vi, med hjälp av egen utformad enkät, inte har kunnat finna några skillnader mellan manligt och kvinnligt ledarskap i Skånes samtliga kommuner.

Examining the Mechanisms and Boundary Conditions of the Transformational Leadership-Job Performance Links: The Moderating Roles of Adaptability and the Mediating Roles of Employee Fit Perceptions

The purpose of this study was to explore whether the employee perceived need-supply fit (N-S fit), demand-ability fit (D-A fit), person-organization fit (P-O fit), and person-supervisor fit (P-S fit) mediate the relationship between transformational leadership (TFL) and follower's task performance, and organizational citizenship behavior toward organization (OCB-O)and supervisor (OCB-S). In addition, we also examined the moderating effects of follower's cultural and learning adaptabilities on the relationship between TFL and the above employee's fit perceptions. The data was collected from 36 companies of different industries in Taiwan, consisted of 85 leaders and 179 followers. The result of structural equation modeling and hierarchical regression analysis showed that perceived N-S fit mediated the relationship of TFL and task performance. The effect of TFL on OCB-O and OCB-S was also mediated by perceived P-O fit, and P-S fit respectively. Furthermore, follower's cultural adaptability moderated the positive relationship between TFL and N-S fit. Besides, follower's low learning adaptability strengthened the effect of TFL on follower perceived D-A fit. Finally, follower's learning adaptability strengthened the positive relationship between TFL and perceived P-S fit. Theoretical and practical implications of our findings are discussed.

Empowerment of IT Manager and Performance

Today, computers and communications have changed the relationship among firms, the structure of some existing companies, the advancement of information technology (IT), and increased competition among enterprises. IT plays an important role in enterprise. IT Managers face global competition, and therefore, must be prepared to respond to abrupt changes. They need to ensure their capabilities and resources are sufficient to cope with the environmental challenges that arise. Therefore, this research will concentrate on investigating the relationships among empowerment, leadership style, personality of IT manager and IT department performance. The moderating effects of organizational culture and organizational structure on the relationship between IT manager characteristics and IT department performance are also considered in the study. The result shows four major findings. First, empowerment of IT manager has a significant positive effect on IT department performance. Second, the presence of a transformational leadership style of IT manager has positive effects on IT department performance. Third, IT managers classified as Internal LOC have significantly higher departmental performance than IT managers classified as External LOC. Finally, organizational culture and organizational structure were shown to have no moderating effect between empowerment of IT manager and IT department performance. The findings of this research can serve as a reference for organizations to improve selection of managers with potential for improving department performance.
