Les instruments psychosociaux de la santé au travail : Le cas des managers de proximité de l’industrie électrique / The psychosocial tools in order to build and maintain health at work : the case of team managers in electric industry

Cette thèse s’inscrit de manière indirecte dans la problématique des risques psychosociaux. A la demande d’un groupe mondial de l’industrie électrique, nous sommes entré dans la question en renversant le problème. Nous avons étudié les instruments psychosociaux de la santé au travail chez les managers de proximité. Le développement du pouvoir d’agir protège la santé et la formation de nouveaux buts est un organisateur de ce développement. Nous avons donc cherché à comprendre et à expliquer comment de nouveaux buts se forment dans et par les dialogues entre pairs sur le travail. L’analyse de discours a permis d’identifier une opération langagière et deux opérations psychologiques qui concourent au renouvellement des buts d’action : la reprise de discours dans le discours, la différenciation des sources de but et l’institution de liaison entre les activités. Sur la base de ces résultats, nous définissons les conditions que les dialogues entre pairs doivent réunir pour être un instrument de la santé. / This thesis is a contribution to the field of psychosocial risks at work. It reports how, in order to respond to the command of an international corporation of electrics industry, we entered the question of psychosocial risk at work, and how we managed to reverse the question. We ‘ve been studying, in a team managers’ group, the psychosocial tools used in order to build and maintain health at work. in the perspective of Clinic of Activity, we know firstly that the development of « power to act » in activity protects and promotes health at work, and secondly that the creation of new goals is a medium of this development. That is why , in this research project, we aimed to understand the creation process of new goals in activity, and we studied this process in a specific frame : in and by the way of dialogues about work activity among professional peers. Discourse analysis permit to identify three different processes, a language process and two psychological ones, that all participate to a renew of goals. Those processes are : 1) a new iteration, in the discourse, of a verbal statement taken from another discourse ; 2) the differentiation of goal’s origins ; and 3) the elaboration of new links between activities. Those issues allows us to define some of the significant properties of dialogue as a tool for health promotion between peers at work.

The intensity by which these problems appear, along with the exponentially pattern through which they have been growing, are factors that have transformed mental disorders caused by the exposure to psychosocial risks/hazards at work in such an expressive problem, which can no longer be ignored. In the first part, by addressing the psychosocial called emerging occupational risks, we sought to understand the extent to which they reveal themselves as a category of legal interest. It was thus necessary to find the theoretical basis for a psychosocial approach of the occupational risks so that we could dissect the pathologies increasing afterwards. In a second part, it was developed a legal discussion itself, which was intended to reveal, in specific terms, how insufficient protection stands as an obstacle to the implementation of a framework of preventive psychosocial risks/hazards situations at work. More generally, there was an intention throughout the whole text itself that was not to lose sight of how much suffering and mental illness fall under the Political and Economic Law as a problem that affect primarily the citizenship issues and the construction of a supposed free and fair and society. In this sense,the optics of the psychodynamics of work served as a support for tackling the subject from the viewpoint of work organization instead of the individual approach in coping with stress. / Os problemas de saúde mental relacionados ao meio ambiente do trabalho atingiram, neste início de século, patamares sem precedentes. Seja pela intensidade com que aparecem, seja pela forma exponencial pela qual crescem, os transtornos mentais decorrentes da exposição aos riscos psicossociais no trabalho representam um problema que, de tão expressivo, não pode ser mais ignorado. Em uma primeira parte, através da abordagem psicossocial dos chamados riscos ocupacionais emergentes, buscou-se entender em que medida eles se revelam como categoria de interesse jurídico. Para tanto, foi necessário buscar as bases teóricas da abordagem psicossocial, bem como dissecar as patologias em aumento. Em uma segunda parte, travou-se uma discussão jurídica propriamente dita, a qual pretendeu, em termos específicos, revelar como a proteção insuficiente se coloca como um obstáculo para a implementação de um regime jurídico preventivo dos riscos psicossociais no trabalho. Em termos mais genéricos, objetivou-se nunca perder de vista o quanto o sofrimento e o adoecimento psíquico se inscrevem, no âmbito do Direito Político e Econômico, como um problema essencialmente afeto à problemática da cidadania e à construção de uma pretensa sociedade livre e justa. Para tanto, a ótica da psicodinâmica do trabalho serviu de apoio para o enfrentamento do tema sob o ponto de vista da organização do trabalho, em detrimento do enfrentamento individual do stress.

Les régulations individuelles et collectives des émotions dans des métiers sujets à incidents émotionnels : quels enjeux pour la GRH ? / Individual and collective emotional regulations in jobs prone to emotional incidents : what issues for HRM?

Tant au niveau de la littérature que des pratiques, ce n’est que récemment que la GRH considère la composante émotionnelle au travail (Allouche, 2012). Pourtant, le courant des Relations Humaines, et diverses disciplines distinctes de la GRH, ont intégré cette dimension depuis les années 1930. À partir des travaux de Weiss et Cropanzano (1996) en comportements organisationnels, de Salovey et Mayer (1990 et 1997) et de Gross (Gross 1998 et 2014 ; Gross & John, 2003) en psychologie, d’Hochschild (1998, 2003a et 2003b) et de Goffman (1959, 1969 et 1973) en sociologie, de recherches en GRH et sociologie du travail à propos du soutien social et des régulations sociales (Reynaud, 1988, 1997 et 2003 ; Ruiller, 2010), notre thèse exploite et combine une diversité de cadres théoriques, afin d’explorer les fonctions et les régulations des émotions au travail dans quatre métiers sujets à incidents émotionnels : policiers, urgentistes, enseignants en REP+ et téléconseillers en centre d’appels. À travers une étude de cas multiple au sein de ces secteurs, nous avons triangulé les données issues d’ethnographies, de 107 entretiens, et de documentations, afin d’analyser les cas de ces professionnels en primo contact avec un public, dans une optique comparative. D’une part, nous faisons émerger un modèle d’application managériale revisitant l’analyse des facteurs de RPS, et des préconisations managériales opérationnelles, ces apports intéressant la préservation de la santé de l’individu, et la qualité de service. D’autre part, nous introduisons un modèle théorique général de structuration du processus émotionnel au travail, intégrant le concept de « régulation émotionnelle collective ». Cet apport principal de la thèse, à la GRH, envisage les émotions à la fois comme des objets, des outils et des effets du travail, retentissant sur la santé de l’individu et sur la qualité du service. / At a theoretical as well as practical level, it is only recently that the emotional component of work has been taken into account by the HRM (Allouche, 2012). However, since the 1930s, the Human Relations movement and various disciplines distinct from HRM, have included this dimension. In order to examine the emotional functions and regulations of work through four different lines of work most prone to emotional incidents, such as police officers, emergency room staff, teachers in priority education zone, and call center operators, this PhD dissertation exploits and combines various theoretical frameworks. The latter are based on the research conducted by Weiss and Cropanzano (1996) in organizational behaviors, by Salovey and Mayer (1990, 1997) and Gross (Gross, 1998, 2014 ; Gross & John 2003) in psychology, by Hochschild (1998, 2003a, 2003b) and Goffman (1959, 1969, 1973) in sociology, and on studies about social support and social regulations in HRM and sociology of work (Reynaud, 1988, 1997, 2003 ; Ruiller, 2010).To analyze the cases of these professions that involve direct contact with the public from a comparative perspective, we have triangulated data from ethnographies, 107 interviews, and documentation, through a multiple case study within these sectors. On the one hand, we offer a managerial application model revisiting the analysis of the psychosocial factors, as well as operational managerial recommendations, as they help preserve both the professional’s health, and quality of service. On the other hand, we introduce a general theoretical model structuring the emotional process at work, that integrates the concept of "collective emotional regulation". This main contribution of the PhD dissertation to HRM, is that it views emotions as objects, tools and effects of work, which impact the individual’s health and the quality of service.

Analyse des capacités d’agir d’un syndicat local en matière de prise en charge des risques psychosociaux au travail : une étude de cas dans le secteur de la métallurgie au Québec

En cette ère d’hypertravail (Charest et Rhéaume, 2008) menant à une plus grande charge de travail, les travailleurs souffrent. Malgré cela, peu d’études ont abordé la question de la prise en charge de la santé mentale au travail dans une perspective syndicale. Nous avons ainsi approfondi nos connaissances sur les initiatives syndicales de prise en charge des risques psychosociaux (RPS) au Québec. Ce mémoire cherche donc à répondre à la question de recherche : comment se façonnent les capacités d’agir d’un syndicat local en matière de prise en charge des risques psychosociaux au travail? Pour y répondre, nous avons utilisé plusieurs écrits portant sur les ressources de pouvoir à la disposition des syndicats, les cadres identitaires et les ressources normatives pouvant venir influencer les capacités d’agir des syndicats en matière de prise en charge des risques psychosociaux. En plus de ces écrits, nous avons aussi porté une attention sur l’influence que peut exercer la collaboration patronale-syndicale sur le développement des capacités d’agir des syndicats. Nos données de recherche ont été amassées grâce à une étude de cas, où nous avons fait 8 entretiens semi-dirigés auprès d’un syndicat local affilié à la FTQ dans le secteur de la métallurgie au Québec. Nos résultats démontrent que certaines ressources et certains éléments des cadres identitaires exercent une influence positive sur les capacités d’agir du syndicat en matière de prise en charge des RPS : le réseautage externe et les intérêts partagés par le groupe de référence et le groupe d’opposition. Toutefois, les ressources et les éléments des cadres identitaires exercent une influence négative sur les capacités d’agir du syndicat en matière de prise en charge des RPS : nous pensons au projet syndical et aux ressources organisationnelles. / In this era of hyper-work (Charest and Rhéaume, 2008) leading to a greater workload and a strong subjective investment at work, workers are suffering. Despite this, few studies have addressed the issue of managing mental health in the workplace from a trade union perspective. We have thus deepened our knowledge of union initiatives for the management of psychosocial risks (PSR) in Quebec. This thesis therefore seeks to answer the research question: how are the capacities of a local union to act in terms of taking charge of psychosocial risks at work? To answer this, we used several writings on the power resources available to unions, identity frameworks and normative resources that can influence the development of unions' capacities to act in terms of taking charge of psychosocial risks. In addition to these writings, we also paid attention to the influence that labour-management collaboration can exert on the development of union capacities to act. Our research data was gathered through a case study, where we conducted 8 semi-structured interviews with a local union affiliated with the FTQ in the metallurgy sector in Quebec. Our results show that certain resources and certain elements of identity frameworks have a positive influence on the union's capacities to act in terms of taking charge of PSR: external networking and the interests shared by the reference group and the group of opposition. However, certain resources and elements of identity frameworks have a negative influence on the union’s capacity to act in terms of taking charge of RPS: we are thinking of the union project and organizational resources.

An exploratory study on new technology and associated psychosocial risks in adolescents : can digital media literacy programmes make a difference

This study centres on the psychological effects new digital media, like the internet and cellphones, have on adolescents. Although the internet has enormous benefits, it also poses a host of risks that can make adolescents vulnerable to victimisation and/or developing associated psychosocial problems. Characterisations of adolescents’ social relationships in the internet medium, as well as the investigation of the continuity between digital media literacy and online social behaviours, carry high relevance for developmental psychology. It is during the adolescent period that peer interactions arguably hold the greatest importance for individuals’ social and behavioural functioning. Using a logic model for evaluation, the researcher conducted an exploratory research study on digital media use among adolescent learners aged 13 to 15 years to determine whether schools could guide them to think critically for themselves about the entire realm of these new media. The data were gathered from school principals, teachers, parents and learners from three secondary schools in Gauteng Province, which were purposely selected to represent different socio-economic circumstances. A total of 230 people (n=230) participated in the research. Mixed research methods were employed in this study. The quantitative research methods supported the qualitative research methods. The literature review suggested that current media literacy education, which forms part of the Life Orientation curriculum, does not enable learners to think critically or make informed choices about their behaviour in the digital world – because it incorporates neither ethics nor responsibility. One of the main aims of the study therefore was to investigate the importance of expanding existing media literacy education, namely by incorporating two additional learning categories in the curriculum: Digital Safety and Security, and Digital Citizenship. These additional learning categories were introduced in the form of lessons by the teachers participating in the study. A think aloud strategy was used whereby learners verbalise what they were doing and learning while engaging in the digital media literacy lesson activities. The learners’ verbalisations were used to ascertain what learning was occurring in the classroom. The experimental group demonstrated an increase in critical thinking from pre- to post-evaluation. This research therefore proposes that the signature element of intervention strategies for inappropriate online behaviour be to create a “culture of critical thinking”. This implies greatly reducing the risks cyberspace pose, and at the same time enhancing adolescents’ abilities to use it in ways that create and deepen healthy relationships – in the digital as well as the real world. / Psychology / D. Le concept de « risques psychosociaux au travail » rassemble plusieurs phénomènes de souffrance liés au travail. Ces risques se réfèrent à la fois aux actes porteurs de souffrance et aux expressions de cette souffrance sur la santé des salariés. Malgré sa formulation, ce concept renvoie à des événements qui portent atteinte tant à la santé psychique que physique des travailleurs. Ces atteintes d’origine professionnelle ont pour trait commun leur caractère avant tout social. En effet, les risques psychosociaux sont principalement causés par des organisations du travail, des méthodes de management ou des relations interpersonnelles néfastes. Si l’expression de risques psychosociaux a émergé hors du champ juridique, elle est désormais communément utilisée en droit pour traiter des questions de santé et de sécurité au travail. L’appréhension juridique de ces risques n’est pourtant pas évidente. Ceux-ci sont difficiles à délimiter, teintés de subjectivité et peu enclins à être appréhendés au vu de l’histoire du droit social. Toutefois, le droit est de plus en plus sensible à l’appréhension des différentes dimensions de la personne du salarié. En outre, si la consécration des risques psychosociaux en tant que catégorie juridique est marginale, les événements auxquels renvoie ce concept sont saisis par les textes de droit nationaux et extranationaux ainsi que par la jurisprudence. Dès lors, les dispositifs et solutions juridiques applicables aux relations de travail de droit privé sont en capacité de prévenir ces risques, de les sanctionner ou de les réparer. À ce titre, une multitude d’acteurs internes ou externes à l’entreprise sont en capacité d’agir face à ces risques. / The concept of "psychosocial risks at work" gathers several work-related suffering risks. These risks are, at the same time, related to the generating acts of pain and to the expressions of suchpain on employees’ health. Despite its formulation, this concept refers to events affecting both mental and physical health of workers. Such affecting events share the same social ground. Indeed, psychosocial risks are mainly caused by the companies’ organization themselves, management methods or harmful relationships. Even though the expression of psychosocial risks was formerly developed out of the legal environment, it is now generally used in law to deal with issues of health and safety at work. However, the comprehensive understanding of such risks is not yet obvious from a legal perspective. These are complicated to define and delimit, tinged with subjectivity and unlikely to be understood in light of the employment law history. However, law is increasingly taking into account the different dimensions of the workers’ individuality. Also, if the psychosocial risks fail to be recognized, so far, as an independent and entire legal concept, both laws (domestic and international) and case law are more and more referring to it. Therefore, measures and legal solutions applicable to the working relationships in private companies enable to prevent such risks, punish or compensate them. As such, a wide range of people, whether related or not to the company, are able to duly face these factors.

Mondialisation, conditions de travail et santé / Globalization, working conditions and health

Cette thèse s’applique à explorer dans quelle mesure et par quels mécanismes lamondialisation, au travers de ses différentes composantes, impacte la santé des travailleurseuropéens. Dans une première partie, nous exposons les conséquences socio-économiques de cephénomène. Dans une deuxième partie, nous montrons que l’exposition concurrentielleinternationale constitue un facteur de risque pour la santé des travailleurs non qualifiés. Lesfacteurs individuels et organisationnels sont néanmoins les plus à même d’expliquer la prévalencede troubles physiques et mentaux chez l’ensemble des travailleurs. La mondialisation impliqueaussi de nouvelles pratiques organisationnelles liées à l’internationalisation des firmes, une autrefacette de la mondialisation. Nous soulignons que les travailleurs doivent ainsi trouver lesressources nécessaires pour rester attractifs dans ce monde en perpétuelle évolution. Dans unetroisième partie, nous exposons que la mondialisation favorise le développement des activités deservices dans les pays industrialisés. En parallèle, l'organisation de type "lean" est mise en placedans ces secteurs et la pression concurrentielle s’accroit. Ces changements impactent les conditionsde réalisation du travail. Dans ce contexte, la santé se trouve dégradée par des facteurs de risqueen évolution, parmi eux l’intensité du travail liées aux relations interpersonnelles. Enfin, nousmontrons que la Responsabilité Sociale de l’Entreprise apparait comme une solution dont lesentreprises peuvent s’emparer pour améliorer la santé de leurs travailleurs et par conséquent, leurperformance sociale et financière. / This thesis aims at exploring to what extent globalization, through its diversecomponents, impacts the health of European workers. In a first part, we expose the socio-economicconsequences of this multi-faceted phenomenon. In a second part, we show that internationalcompetition, one of the essential components of globalization, is a risk factor for non-skilledworkers. Nevertheless, individual and organizational factors are the most likely to explain mentaland physical disorders prevalence in the population as a whole. Globalization also implies newpractices linked to firms’ internationalization strategy, another component of globalization. Weunderline that workers must acquire the skills to stay attractive in a constantly changing worldand they do not find much support in their companies. In a third part, we show that globalizationenhances the surge of the service sector in industrialized countries. In addition, the leanmanagement is implemented in those sectors and competitive pressure increases. These changesimpact the way the work is performed. Within this context, the health of workers deterioratesbecause they are exposed to changing risk factors, among them: intense of work related tointerpersonal relationships. Finally, we find that the Corporate Social Responsibility comes as ananswer to improve workers’ health and as a consequence, firms’ social and financial performance.
