Transformation management in a welfare organisation

The research study focuses on transformation management in a welfare organisation and is aimed at developing a framework for a prospective model for management of a transformation process in a welfare organisation. The research was directed by two components, the nature, and the management of transformation, and was initiated with a literature study on these two concepts. The research study is limited to the Gauteng area, and only child and family welfare organisations which were already active participants of a transformation process were targeted. Data collection process was initiated by means of a structured interview schedule, completed by managers/senior social workers/ Board chairpersons (the target group) . Results of the study indicate that a majority of the twenty targeted organisations had undergone an unstructured transformation process. A structured, well formulated, and planned transformation management process was required as a guideline, with a view to developing a prospective model for the management of a transformation process in a welfare organisation. Results and conclusions drawn from this study can be generalised in the broader spectrum of welfare organisations for the management of a transformation process. 'n Literatuur- en 'n empiriese studie is onderneem. Literatuur beklemtoon dat verandering 'n realiteit in 'n organisasie is, 'n veranderingsagent die proses moet dryf en dat die transformasieleierskapstyl die gewenste styl vir veranderingsbestuur is. Navorsing toon dat verandering vanwee ekstreme invloede wel voorkom. Verwarring ten opsigte van wie die rol en verantwoordelikheid as veranderingsagent moet vertolk kom egter in die navorsing na vore. Die wyse en frekwensie waarop kommunikasie ten opsigte van verandering plaasgevind het, word oor die algemeen positief deur die respondente ervaar, maar respondente toon egter ook positiewe en negatiewe gedragsreaksies aan ten opsigte van verandering. Respondente toon dat die transformasieleierskapstyl met leierskapsgedrag/-kenmerke wat verband hou met integriteit, toeganklikheid en objektlwiteit hul tot deelname aan verandering motiveer. Navorsing toon ook dat leierskapspotensiaal en die behoefte aan leierskapsontwikkeling by respondente teenwoordig is. Navorsing het bevestig dat leierskap 'n effek op verandering in 'n nie-winsgewende organisasie het. / This research aims to establish whether leadership has an effect on change in a not-for-profit organisation. A literature and empirical study were conducted. Literature indicated that change in organisations is a reality and that organisations need to appoint change agents in order to facilitate the change process. Research has shown that change in not-for-profit organisation was caused by external influences and indicated that confusion exists as to whom the role and responsibility of change agent belongs to. Respondents indicated that they were generally positive about the frequency and way in which change was communicated but they indicated both positive and negative behavioral reactions to change. The transformational leadership style is highlighted as the best leadership style to manage change. The transformational leadership style with leadership behavior such as integrity, approachability and objectivity motivates respondents to participate in the change process. Research also indicated that respondents have leadership potential and have a need for leadership development. Social work services for pregnant teenagers in the Capricorn District, Limpopo Province

Teenage pregnancy is a global problem and its prevalence in South Africa poses a serious concern to the government, health workers, parents, teachers, communities, and social workers in particular. As such, social work services are crucial in assisting pregnant teenagers to be self-reliant. Social workers employ three primary methods of social work practice when providing services to pregnant teenagers, namely casework, group work, and community work. This study sought to explore social work services for pregnant teenagers. A qualitative research method using an exploratory, descriptive, and contextual research design was employed to gather data from 12 social workers working in both rural and urban settings in the Capricorn District, Limpopo Province. A non-probability, purposive sampling method was used to select a sample. Data was collected by means of semi-structured interviews, consisting of a list of open-ended questions included in an interview guide. Data was also analysed following Tesch eight steps while Lincoln and Guba’s model was used for data verification. There are several stumbling blocks to effective service delivery, such as complex social problems experienced by pregnant teenagers, lack of formal and informal support, high caseloads, lack of resources, and little cooperation from other disciplines and agencies. Based on these findings, recommendations are made for education, practice, policy, and further research in an attempt to provide solutions to these challenges. / Social Work / M.A. (Social Science)

The serious shortage of social workers (nationally) caused by their exodus from the profession at an alarming rate and the resultant classification of social work as a "scare skill" served as motivation for this research project into retention strategies to retain social workers for the profession. A qualitative research approach and an explorative, descriptive and contextual research design was employed to conduct semi-structured interviews with 15 purposely selected participants in the geographically defined boundaries of the Northern Free State and Gauteng. Tesch's (in Creswell, 1994) and Guba's models (in Krefting, 1991) aided the processes of data collection and verification, respectively. The research findings uncovered: general and specific reasons for the social workers' exodus, feelings and emotional reactions of social workers subsequent to the early exodus from the profession, and retention proposals to retain social workers. Hierdie studie kan bydra tot maatskaplike werkers en ander nie-finansiele personeel se verbeterde kennis en insig van sleutelaspekte van finansiele bestuur. Dit kan terselfdertyd ook finansiele bestuurders sensitiseer vir die eiesoortig-gekompliseerde eise van finansiele bestuur op die terrein van nie-winsgerigtheid, waar die fokus op diensfewering eerder as finansiile gewin, val. In the case of non-profit or voluntary organisations it often becomes the responsibility of non-financial personnel or members of management from other educational backgrounds. Social workers involved in non-profit organisations rendering welfare services do not necessarily have the required financial management skills. This study can provide social workers and other non-financial personnel with information to better their understanding on key issues concerning financial management. It can also sensitise financial managers towards the uniquely complicated demands on financial management in the non-profit environment, where the focus falls on service delivery rather than on financial gain. It conceptualises management principles as well as financial risk factors in the distinct context of non-profitable financial management. Text in Afrikaans / The purpose of this research study is to determine the extent to which employee assistance programmes can be utilised by welfare agencies to ensure that work-related and personal problems do not negatively influence the productivity of social workers. The group of respondents consisted of ten social work supervisors from ten different welfare agencies, which included civil sevice organisations, specialist organisations and family welfare organisations. The conclusion that was reached based on the findings of the empirical study is that social workers have a need for services that will prevent, relieve or eliminate their work-related and personal problems, in order to improve the productivity and general functioning of social workers. It is recommended that welfare agencies in accordence with their unique nature and functioning and the specific needs of the social workers, utilise employee assistance programmes so as to ensure optimal productivity of social workers / Die doel van die navorsingstudie is om te bepaal tot watter mate werknemerhulpprogramme deur welsynsinstansies aangewend kan word ten einde te verseker dat werkverwante en persoonlike probleme nie die produktiwiteit van maatskaplike werkers negatief beinvloed nie. Text in Afrikaans / The purpose of this research study was to determine whether social workers at ground-level experience job satisfaction in their current job situations, as well as to determine the motivational factors that play a role in this regard. Eleven non-governmental welfare organisations in the Boland Region were included in this investigation. Forty-seven social workers participated in this investigation. Based on this investigation into the experiences relating to job satisfaction of ground-level social workers, the following conclusions became evident: Younger social workers experience more job satisfaction then there counterparts in mid-life, while the social in the age bracket of 50 years and above seem to experience more job satisfaction. There seems to be a great deal of job dissatisfaction amongst social worker in the Boland Region as two thirds of the respondents indicated the intention to change their current places of employment. Based on theses conclusions, it is recommended that supervisors within region should establish a forum at which they can deliberate about their management role as supervisors in order to promote job satisfaction amongst social workers. / Social work / M.Diac.

Text in Afrikaans / OPSOMMING `n Verkennende en beskrywende studie is onderneem om wetenskaplike gefundeerde riglyne ten opsigte van die benutting van onderrigtegnieke vir praktykopleiers beskikbaar te stel vir maatskaplikewerksupervisie aan voorgraadse studente. Om supervisie effektief te kan aanwend, moet praktykopleiers van onderrigtegnieke kennis dra en dit kan aanwend. Die literatuurstudie fokus op die onderrigfunksie van supervisie en `n klassifikasie en beskrywing van onderrigtegnieke wat binne die supervisieproses aangewend kan word. Al twee-en-twintig supervisors/praktykopleiers wat betrokke is by gesinsorgorganisa- sies in die Metropool- en Bolandstreek, Wes-Kaap is betrek. `n Gestruktureerde vraelys is as data-insamelingsmetode benut. Die bevindinge en resultate toon aan dat voortgesette opleiding deur middel van informele opleidingstrategieë van praktykopleiers noodsaaklik is, om hul kennis ten opsigte van die onderrigfunksie van supervisie uit te brei asook die benutting van onderrigtegnieke aan te moedig. Verdere navorsing kan fokus op die benutting van onderrigtegnieke uit die Gestalt- of ander benaderings tydens supervisie. SUMMARY An exploratory and descriptive study was undertaken to provide scientifically based guidelines regarding educational techniques used by practical trainers when providing social work supervision to undergraduate students. To apply supervision effectively, practical trainers must have knowledge of educational techniques and be able to apply these. The literature study focuses on the educational function of supervision and provides a classification and description of educational techniques that can be applied within the supervision process. The sample included twenty-two supervisors/practical trainers at family welfare organisations in the Metropolitan and Boland regions, Western Cape. A structured questionnaire was used to gather data. The findings and results show that continuing education through informal training strategies by practical trainers is essential to expand their knowledge of the educational function of supervision and to encourage the use of educational techniques. Paradigma ontleding van en paradigma beskrywing vir deelnemende werkswyses

Community development and in particular participatory development is about people. This means that the person who studies or practices participatory development or any other of the participatory pratices should have a particular way of thinking about people. The main aim motivating this study was to investigate the paradigm/s about people on which participatory practices are based. This included a literature research on five participatory practices namely participatory development; participatory communication; participatory learning; participatory research; and participatory management. A guideline for paradigm analysis was developed by using Schriver's (1995) and Capra's (1996) descriptions of a paradigm as well as ideas of hermeneutics. From the paradigm analysis on the participatory practices two themes emerged: A shift from modernism to post modernism in the thinking processes and participatory practices. From the participatory practices the same concepts repeatedly emerged indicating a similar paradigm for all the participatory practices. Three post modern theories were therefore applied to enhance the description of the different concepts. The end result of this study is the development of an evolving paradigm for participatory practices in order to give enhanced meaning to concepts in the participatory vocabulary.
