Early communication of organizational values helps job seekers self-select out of the recruitment process and make proper career decisions. Recruitment websites are the major tools for learning organizational values and filtering suitable job opportunities but they often fail to provide real and comprehensive values-related information. To satisfy the information needs of job seekers and facilitate values-based job-seeking, this paper conducted design-oriented research, aiming to understand job seekers’ attitudes towards values-based recruitment websites and core considerations for facilitating values-based job-seeking when designing such websites. A clickable prototype of a values-based recruitment website for technical developers to find employers based on shared values was developed with a user-centered and iterative design process and evaluated by 10 users using qualitative methods. The findings revealed that participants’ attitudes toward the website varied among individuals. Core considerations were, for example, organizational trust, person-job fit evaluation, and values-based filter design. Furthermore, specific features to address these considerations are proposed to inspire future designs. / Tidig kommunikation av organisatoriska värderingar hjälper arbetssökande att själv välja ut ur rekryteringsprocessen och fatta korrekta karriärbeslut. Rekryteringswebbplatser är de viktigaste verktygen för att lära sig organisatoriska värderingar och filtrera ut lämpliga jobbmöjligheter, men de misslyckas ofta med att tillhandahålla verklig och heltäckande värderelaterad information. För att tillgodose informationsbehovet av värderingar och underlätta värderingsbaserat jobbsökande, genomförde denna artikel designorienterad forskning, som syftade till att förstå arbetssökandes attityder till värderingsbaserade rekryteringswebbplatser och centrala överväganden för att underlätta värderingsbaserat arbetssökande vid utformning sådana webbplatser. En klickbar prototyp av en värderingsbaserad rekryteringswebbplats för tekniska utvecklare för att hitta arbetsgivare baserad på gemensamma värderingar utvecklades med en användarcentrerad och iterativ designprocess och utvärderades av 10 användare med hjälp av kvalitativa metoder. Resultaten visade att deltagarnas attityder till webbplatsen varierade mellan individer. Kärnöverväganden var till exempel organisatoriskt förtroende, utvärdering av passform mellan person och jobb och värderingsbaserad filterdesign. Dessutom föreslås specifika funktioner för att hantera dessa överväganden för att inspirera framtida design.

五大人格特質、工作價值觀和工作滿意三者相互關係之研究朱慶龍, Chu, Ching-Long Unknown Date (has links)
人之性格與行為到底是由與生俱來的先天因素(nature)抑或環境行為等後天因素(nurture)決定呢?這方面的爭議是心理學家數十年來的興趣。然而,近十年中工業與組織心理學家才開始注意到,工作滿意與工作價值觀之氣質(disposition)源起與影響程度。本研究之目的,即在探討「五大人格特質」、「工作價值觀」、「工作滿意」三者間的關係。
本研究所使用的樣本乃為台灣之某一國營企業員工,有效樣本共568位。研究結果發現:五大人格特質與工作滿意是有所關係的,其中嚴謹自律性、外傾支配性、和善性分別對工作滿意具有預測力。五大人格特質對於內在滿意的影響則高於外在滿意;此外,研究者亦提出實徵數據佐證五大人格特質是可以有效地預測工作價值觀,解釋量約為45%;而且工作價值觀也會影響工作滿意且關係密切,與西方或是東方之台灣與韓國的研究相當一致。最重要的是本研究也發現工作價值觀(之工作目的性價值觀與工作手段價值觀均)為五大人格中之嚴謹自律性與內在滿意以及外向性與一般滿意之中介變項。此外,工作手段價值觀僅為五大人格中之和善性與一般滿意之中介變項。
綜合本研究結果與發現,研究者指出本研究之限制與未來研究方向,嘗試整合工作滿意之人格氣質緣起的架構並建立模式。以供工業與組織心理學家以及組織行為學者作為參考。
關鍵字:五大人格特質、工作價值觀、工作滿意、中介變項、氣質 / For decades, the debate over the issue of whether personalities and behaviors of human beings are determined by Nature or Nurture has been one of the major research interests of psychologists. However, it was not until the past ten years that industrial/organizational psychologists started to notice the dispositional sources of and their effects on job satisfaction and work values. In line with this trend, the present study aimed to investigate the relationships between the Five Factor Model of Personality (FFM, also known as the Big Five), work values, and job satisfaction.
The study sampled 568 employees from one of the state-operated enterprises in Taiwan, and the Big Five was found to be related to job satisfaction, which could be predicted by Conscientiousness, Extraversion, and Agreeableness, respectively. The influence of the Big Five over intrinsic satisfaction was higher than that over extrinsic satisfaction. In addition, the researcher provided empirical data to substantiate the notion that the Big Five could predict work values effectively, accounting for 45% of the variance. The finding of a strong association between work values and job satisfaction was consistent not only with other research results obtained from eastern countries such as Taiwan and Korea, but also with those obtained in the West. Most important of all, terminal and instrumental work values were found to be the mediator between Conscientiousness and intrinsic satisfaction, as well as that between Extraversion and general satisfaction. However, only terminal work values served as the mediator between Agreeableness and general satisfaction.
Summing up the results and discoveries of the present study, the limitations of it were pointed out, and directions for further investigation were suggested. Trying to construct a model by integrating the dispositional sources of job satisfaction and work values into a framework, the researcher wished to provide a footstone of future research for other industrial/organizational psychologists as well as organizational behaviorists.

Les pratiques d'attraction et de rétention de la génération Y dans les PMEBrunette, Mélanie 10 1900 (has links)
Les dirigeants-propriétaires des petites et moyennes entreprises (PME) sont de plus en plus intéressés par la gestion des ressources humaines (GRH); certains y voient un avantage concurrentiel face à la pénurie de main-d’œuvre actuelle. Considérant que la compatibilité entre les caractéristiques des travailleurs et celles de l’organisation peut générer des résultats positifs (Kristof-Brown et Guay, 2011), notre étude s’intéresse aux pratiques de GRH associées aux valeurs au travail de la génération Y ainsi que leur effet sur la capacité des PME à attirer et retenir cette cohorte.
Cette étude qualitative s’est réalisée grâce à des données primaires colligées à la suite d’entrevues avec des dirigeants de quatre PME du secteur de la construction et seize employés appartenant à la génération Y œuvrant au sein de ces entreprises. Par nos résultats, nous avons relevé que la qualité des relations, autant avec les collègues que les superviseurs, demeure généralement la principale source d’attraction et de rétention des Y dans les PME. Nos résultats soutiennent aussi que leur attraction et rétention peut être très fortement favorisée grâce à des pratiques de communication bidirectionnelle et illimitée, une communication stratégique et une liberté dans la gestion du temps et des méthodes de travail. La conciliation travail et vie personnelle, les défis variés, les possibilités d’avancement, la gestion des ressources humaines socialement responsable, la reconnaissance des compétences ainsi que la gestion participative sont aussi des pratiques pouvant être fortement liées à l’attraction et la rétention de cette génération. Nos résultats montrent aussi que l’attraction et la rétention des Y dans les PME sont modérément favorisées par le travail d’équipe, les conditions de travail équitables et objectives et la rémunération globale concurrentielle. À l’inverse, la présence de technologies de l’information et des communications et la formation continue sont des sources plus faibles d’attraction et de rétention en comparaison aux autres pratiques abordées dans cette étude.
En somme, cette étude contribue à la littérature sur la GRH dans les PME, puisque les spécificités relatives à ces entreprises ont été peu considérées jusqu’à aujourd’hui. Elle permet aussi la recommandation de pratiques utiles aux dirigeants-propriétaires et professionnels en ressources humaines œuvrant avec le défi d’attraction et de rétention de la génération Y au sein de leur entreprise. / The owner-managers of small and medium enterprises (SMEs) are increasingly interested in human resource management (HRM), which some see as a competitive advantage for the shortage of current workforce. Starting from the assumption that the compatibility between the characteristics of the workforce and the ones of organization can generates positives outcomes (Kristof-Brown and Guay, 2011), our study examines the link between HRM practices in association with Generation Y’s work values and their effect on SMEs’ ability to attract and retain this new cohort within their organization.
This qualitative study was conducted using primary data collected through interviews with managers of four SME in the construction sector and with sixteen Gen Y employees from these companies. We found that the quality of the relationships, both with colleagues and supervisors, usually remains the main source of attraction and retention of this workforce in SMEs. Our results also support that the attraction and retention of Gen Y may be heavily promoted through unlimited two-way communication, strategic communication and freedom in time management and working methods. Balancing work and personal life, various challenges, opportunities of advancement, socially responsible management, recognition of skills and participative management practices are most strongly linked to the attraction and retention of this generation. Moreover, our results showed that the attraction and retention of Y in SMEs is moderately enhanced by teamwork, fair and objective working conditions and competitive compensation package. Otherwise, the presence of information and communication technology and training opportunities are weaker sources of attraction and retention.
Finally, this study contributes to the literature on HRM in SMEs, since the specificities of this type of business were not considered until now. It also allows the recommendation of useful practice for owner-managers and HR professionals involved with the challenge of attracting and retaining Gen Y in their company.

本研究旨在探討校長工作價值觀、重要他人支持、自我效能感對其工作選擇的影響情形,探討不同重要變項理論內涵、現況與變項之間關係,進而建構及驗證其互動模式,並依研究結果提出建議。
本研究先進行文獻探討,作為架構研究的理論基礎,並以100名校長為預試樣本,分析預試結果以形成正式問卷,再以404名之校長為正式問卷施測樣本,問卷回收整理後分別以描述統計、t考驗、相關分析、變異數分析、多元逐步迴歸分析及線性結構模式分析探討;之後,根據調查結果研擬訪談題綱,實地訪談10名現職校長以瞭解造成差異的原因。本研究之主要研究發現如下:
一、國民中小學校長在工作價值觀、重要他人支持、自我效能感與工作選擇的得分現況屬於中高程度。
二、擔任校長的年資、性別、學校區域等背景變項,在校長工作價值觀量表的得分有差異情形存在。
三、學校類別、總服務年資、擔任校長的年資、性別、學校區域等背景變項,在重要他人支持量表的得分有差異情形存在。
四、總服務年資、擔任校長的年資、性別、學校區域等背景變項,在校長自我效能感量表的得分有差異情形存在。
五、學校類別、擔任校長的年資、性別、學校區域等背景變項,在校長工作選擇量表的得分有差異情形存在。
六、工作價值觀、重要他人支持、自我效能感與校長工作選擇具高度相關。
七、工作價值觀、重要他人支持、自我效能感對校長工作選擇有顯著預測力。
八、工作價值觀、重要他人支持、自我效能感對校長工作選擇有顯著影響力。
九、校長自我效能感對其工作選擇的影響力最大,重要他人支持次之,工作價值觀的影響力最小。
最後,根據研究結果提出相關建議,以供教育行政機關、校長培育中心、現職校長以及未來研究之參考。 / The purpose of this study was to investigate the impact of work values, significant other’s support, and self-efficacy for principal’s job choice. The study included literature analysis, questionnaire survey, and interview. The purpose of literature analysis was aimed to explore the relationship of work values, significant other support, self-efficacy, and job choice. The pilot study was included 100 subjects. The sample was included 404 principals. The data was analyzed by descriptive statistics, t-test, correlation, ANOVA, multiple regression and LISREL model. The interview was conducted according to the analyzed results.
The major findings were:
1.The principal’s scores on work value, significant other’s support, self-efficacy and job choice were moderately high.
2.Years of principalship, gender, and districts could make significant differences on principal’s work values
3.The levels of schools, in-service years, years of principalship, gender, and districts could make differences on significant other’s support.
4.In-service years, years of principalship, gender, and districts could make differences on principal’s self-efficacy.
5.The level of schools, years of principalship, gender, and districts could make differences on principal’s job choice.
6.There was highly positive correlation among principal’s work values, significant other’s support, self-efficacy, and job choice
7.The principal’s job choice could be predicted by work values, significant other’s support, self-efficacy.
8.The principal’s job choice could be affected by work values, significant other’s support, self-efficacy.
9.Principal’s self-efficacy was the strongest indicator for job choice, significant other’s support was the second one, and work values were the smallest one.
According to the results, suggestions for authorities of educational administration, School leadership academy, principal, and for further study were proposed.

Cette recherche porte sur les déterminants et les effets des facteurs psychosociaux sur la santé au travail d’enseignants des collèges de la région de Tunis. Il s’agit d’identifier les facteurs environnementaux, organisationnels et relationnels dans la vie au travail qui contribuent au stress des enseignants. Notre intérêt porte particulièrement sur les dimensions liées au climat de l’organisation, à la qualité des situations de travail perçues, aux valeurs professionnelles et leur contribution dans la genèse du stress au travail et sur la qualité de la vie au travail.Les résultats rendent comptent d’un climat organisationnel dominant de type Règles dans les collèges reflétant un fonctionnement fondé sur la conformité aux règles et aux normes explicites. Outre ces résultats, nous avons analysé les sources du stress au travail chez les enseignants des collèges et identifié les situations de travail susceptibles de générer du stress.Les analyses indiquent que de fortes charges de travail associées à un faible sentiment de contrôle sont sources de tension. Le manque du soutien social accentue la tension ressentie au travail et entraîne l’épuisement.Les analyses de correspondances multiples et de classification hiérarchique ascendante ont permis de dresser différents profils d’enseignants. Conjointement, une enquête qualitative auprès de 34 enseignants a apporté des approfondissements et a corroboré les données quantitatives. / This research focuses on the determinants and effects of psychosocial factors on the health of secondary school teachers in the Tunis region. It involves identifying environmental, organizational and relational factors in working life which contribute to stress among teachers. Our research focuses on aspects related to the organizational climate, perceived quality of work situations, professional values and on how they contribute to work-related stress and affect the quality of life in the workplace.The results point to a predominantly rules-based organizational climate in secondary schools, reflecting a method of operation based on compliance with clear rules and standards. In addition to these results, we have analyzed sources of work-related stress among teachers and identified work situations that are likely to generate stress. The analyses indicate that high workloads associated with a low sense of control are sources of tension. The lack of social support increases work-related tension and causes burn-out.Multiple correspondence and ascending hierarchical analysis have helped to establish various teacher profiles. Similarly, a qualitative survey of 34 teachers resulted in a better understanding of the quantitative data that were corroborated

The thesis investigates social workers' interpretation and approach to quality standards of social services, both in terms of lived experience, and in terms of individual concepts and understanding of the workers themselves, especially with regard to their experience in a particular organization. The thesis also deals with the interpretation and approach of social workers to the protection of fundamental human rights and freedoms of clients in quality standards. The thesis theoretically describes and depicts the current situation regarding quality standards and the forthcoming changes. Interpretations and approaches to quality standards are investigated by the analysis of interviews with social workers on this issue. The thesis deals with the protection of human rights in social services and their guarantee in the form of selected quality standards, and examines quality standards in terms of values, rights and freedoms of clients that they are protecting. This work describes whether and how social workers perceive values, human rights and freedoms that are behind quality standards of social services and how they interpret them and use them in their practice, as evidenced by opinions of the social workers. Quality Standards of social services are also investigated in terms of ethics, particularly ethical values and analyzes the approach of social workers to quality standards.

Previous issue date: 2009-05-14 / Fundo Mackenzie de Pesquisa / Several studies relate organizational outcomes to the performance of top management teams (TMT), who are accountable for formulating environment-adaptive responses. Defining such responses involves strategic choices in the face of unstructured problems. Studies often
suggest that the process of strategic choice is influenced by the cognitive background and values of the executives in those teams. Many of the studies on top management teams have focused on their composition, using demographic variables as proxies for deep-level characteristics to understand team behavior and outcomes. The present investigation aims to verify the influence of deep-level characteristics the dissimilarities in TMT members
individual values on the team s outcomes. Individual values, in the context of this study, are desirable, transituational goals with various degrees of importance that function as principles in a person s life, referring both to life in general, as to specific contexts such as work. The research was carried out within a simulated Business Games environment. A group of 186 Business and Accounting undergraduate students filled out Schwartz s QPV and Porto and Tamayo´s EVT value inventories, both validated in Brazil. The students, gathered in 44 management teams, played the role of executives and made strategic choices that determined the outcomes for the simulated organizations they managed. The quantitative descriptiveexploratory research revealed relationships between team members values dissimilarities the independent variables and the teams outcomes - the dependent variables - using bi- and multivariate statistical treatments. Two statistically significant regression models were found, relating, respectively, team outcomes to the dissimilarities in second order general values Openness to Change and Conservation and to the work values Fulfillment at Work and Prestige . The findings suggest that management teams strategic choice in the face of unstructured problems is influenced by the dissimilarities in some types of their members values and not by others. The regression models also point out that this influence on outcomes can be either positive or negative, depending on the motivational type of the value under consideration. / Numerosos estudos atribuem os resultados organizacionais à atuação de times de alta gerência (TAG), aos quais compete formular respostas adaptativas ao ambiente. A definição dessas respostas envolve escolhas estratégicas, diante de problemas não estruturados. Com freqüência, esses estudos sugerem que o processo de escolha estratégica é influenciado pela base cognitiva e pelos valores dos executivos que compõem esses times. Muitas pesquisas sobre times de alta gerência têm centrado a atenção sobre a composição desses times, utilizando variáveis demográficas como proxies de características em nível profundo para entender o comportamento do time e seus resultados. O objetivo deste estudo foi verificar a influência de características em nível profundo - as dissimilaridades de valores individuais de membros de TAG - nos resultados desses times. Valores individuais são metas desejáveis e transituacionais que variam em importância e servem como princípios na vida de uma pessoa, podendo dizer respeito tanto à vida em geral quanto a contextos específicos como o trabalho. Este estudo foi realizado em um ambiente simulado de Jogos de Empresas, onde 186 graduandos de administração e contabilidade responderam os inventários de valores QPV de Schwartz e EVT de Porto e Tamayo, validados no Brasil. Os estudantes desempenharam o papel de executivos agrupados em 44 times gerenciais, fazendo escolhas estratégicas que determinaram o resultado das organizações simuladas, administradas por esses times. Mediante uma pesquisa de natureza descritivo-exploratória, utilizando o método quantitativo, foram determinadas as relações entre a dissimilaridade de valores dos membros de times, como variáveis independentes, e o resultado desses times, como variável dependente, por
meio de tratamento estatístico bi e multivariado. Foram encontrados dois modelos de regressão estatisticamente significativos que relacionam, respectivamente, o resultado dos times às dissimilaridades dos valores gerais de segunda ordem Abertura à mudança e Conservação e aos valores relativos ao trabalho Realização no trabalho e Prestígio, mostrando que a escolha estratégica de times gerenciais, diante de problemas não estruturados, é influenciada pelas dissimilaridades de alguns tipos de valores individuais e não de outros. Os modelos de regressão encontrados apontam, ainda, que essa influência sobre os resultados pode ser positiva ou negativa, dependendo do tipo motivacional do valor considerado.

Syftet med studien är dels att få en ökad förståelse över hur generation Z upplever sin arbetsmiljö inom telefonrådgivande yrken, dels att få en ökad kunskap om vilka utmaningar i arbetsmiljön som kan leda till sjukfrånvaro. Studien genomfördes i samarbete med en stor privat organisation i Sverige. Utifrån ett Human Resources (HR) perspektiv ser vi ett behov av att få en ökad förståelse för medarbetarens perspektiv för att främja en hälsosam arbetsmiljö för generation Z inom telefonrådgivande yrken. Studiens syfte har en kvalitativ ansats och den forskningsdata som presenteras består av semistrukturerade intervjuer med respondenter från generation Z, individer födda mellan åren 1995 och 2010. Den tematiska analysen genererade fyra teman: Stödjande funktioner för att må bra på arbetsplatsen, upplevelser av telefonrådgivning som yrke, utmaningar på arbetsplatsen, och sjukfrånvarokultur. Resultatet i studien visar att upplevelsen av det kollegiala stödet är avgörande för att må bra på arbetsplatsen. Utmaningarna återfinns i svåra samtal och ökade känslomässiga krav inom telefonrådgivande yrken hos generation Z i vår studie. Resultatet bidrar med en bekräftelse på kunskap som redan fanns utifrån de utmaningar på arbetsplatsen som kan leda till sjukfrånvaro. Resultatet visar på att generation Z:s önskemål inte är unika, utan snarare framstår som en önskelista som alla medarbetare har. För att få en ökad kunskap om vad som främjar en god och hälsosam arbetsmiljö för generations Z behöver framtida studier dels innehålla flera respondenter, dels jämföra medarbetarnas upplevelser och chefernas erfarenheter. / The aim of the study is partly to gain an increased understanding of how generation Z experiences their work environment within telephone counseling professions, and partly to gain an increased knowledge of which challenges in the work environment can lead to sick leave. The study was carried out in collaboration with a large private organisation in Sweden. From a Human Resources (HR) perspective, we see the need to gain an increased understanding of the employee's perspective to promote a healthy work environment for generation Z within telephone counseling professions. The purpose of the study has a qualitative approach and the research data presented consists of semi-structured interviews with respondents from generation Z, individuals born between the years 1995 and 2010. The thematic analysis generated four themes: Supportive functions for well-being in the workplace, experiences of telephone counseling as a profession, challenges in the workplace, and sickness absence culture. The results of the study show that the experience of collegial support is crucial for feeling good at work. The challenges are found in difficult conversations and increased emotional demands in telephone counseling professions among generation Z in our study. The result contributes with a confirmation of knowledge that already existed based on the challenges in the workplace that can lead to sick leave. The results show that generation Z: s wishes are not unique, but rather appear as a wish list that all employees have. To gain an in-depth knowledge of what promotes a good and healthy work environment for generation Z, future studies need to include several respondents, and to compare the employees' and the managers' experiences.
