Du bien-être psychologique au travail : fondements théoriques, conceptualisation et instrumentation du construit

Malgré la préoccupation croissante des chercheurs et praticiens pour la santé psychologique au travail, le concept de bien-être vécu au travail est encore mal compris de la communauté scientifique. En effet, peu d’efforts ont été consacrés à ce jour pour développer des connaissances sur le bien-être psychologique au travail arrimées à la réalité des employés. Cette thèse a donc pour objectif de développer une conceptualisation du bien-être psychologique au travail et une instrumentation psychométriquement fiable lui étant rattachée. Pour ce faire, deux études ont été réalisées. La première, de nature qualitative et exploratoire, fut menée auprès de 20 travailleurs canadiens francophones afin de répertorier, à partir d’incidents critiques vécus par ceux-ci, des manifestations de bien-être psychologique au travail. Celles-ci ont pu être classifiées selon un modèle en 2 axes, soit la sphère de référence dans laquelle le bien-être psychologique au travail se vit et la directionnalité selon laquelle il se développe. Ce modèle a ensuite été comparé aux conceptualisations génériques du bien-être psychologique existantes, et cette analyse a permis d’étayer la validité convergente et divergente du modèle. Dans un deuxième temps, l’Indice de bien-être psychologique au travail (IBEPT) a été créé sur la base des manifestations relevées lors de l’étude qualitative, afin d’en assurer la validité de contenu. Une version expérimentale de l’instrument a ensuite été soumise à une expérimentation auprès de 1080 travailleurs québécois. Les analyses factorielles exploratoires révèlent une structure interne en 25 items reflétant 5 dimensions, représentant elles-mêmes un construit de second ordre. La validité de construit de cette conceptualisation a ensuite été étudiée par l’analyse des intercorrélations avec une série de mesures du bien-être et de la détresse psychologique génériques. Les résultats appuient la validité convergente de l’instrument, et démontrent également sa validité divergente. Enfin, l’instrument affiche une cohérence interne satisfaisante. Au terme de cette recherche doctorale, les résultats des deux études sont interprétés en fonction de l’état actuel des connaissances sur le bien-être psychologique, les limites des études sont énoncées, et des pistes de recherche future sont avancées. / Despite growing concern by researchers and practitioners about psychological health at work, the concept of well-being in the workplace is still misunderstood in the scientific community. Indeed, little effort has been made to develop knowledge about psychological well-being at work that is tied to the reality of employees. This thesis aims at developing a conceptualization of psychological well-being at work and a related psychometrically reliable instrumentation. To do so, two studies were carried out. First, an exploratory qualitative study was conducted among 20 French-speaking Canadian workers to identify, using critical incidents they experienced, manifestations of psychological well-being. The manifestations were classified according to a 2-axis model, namely, the reference level at which psychological well-being at work is experienced and the directionality through which it emerges. This model was then compared to existing context-free conceptualizations of psychological well-being; this analysis offered support to the model's convergent and divergent validity. Second, the Index of Psychological Well-Being at Work (IPWBW) was created based on the manifestations identified in the qualitative study, in order to ensure the latter’s content validity. An experimental form of the questionnaire was administered to 1,080 Quebec workers. Exploratory factor analyses revealed an internal structure of 25 items and 5 dimensions, representing a second-order construct. The construct validity of the model was established by analyzing the intercorrelation pattern with various context-free measures of psychological well-being and distress. The results support the convergent validity of the instrument and demonstrate its divergent validity. Finally, the questionnaire shows satisfactory internal consistency. By way of conclusion, the results of the two studies are interpreted in the light of current knowledge on psychological well-being; the limits of the studies are outlined; and avenues for future research are proposed.

Adding science to the mix of business and pleasure: an exploratory study of positive psychology interventions with teachers accessing employee assistance counselling

This research project explores whether the delivery of positive psychology interventions in the workplace through an employee assistance program (EAP) can improve employees’ authentic happiness/flourishing as well as decrease symptoms of depression. A small convenience sample of 13 Manitoba public school educators accessing employee assistance were recruited for a quasi-experimental research design. Nine participants were randomly assigned to the experimental group and the remaining participants assigned to the control. Experimental group members participated in a six session psychoeducational, experiential, and process-oriented positive psychotherapy group that met once a week over six weeks. Experimental group participants’ scores on the authentic happiness/flourishing measure increased by a statistically significant 9% and depression scores decreased by a statistically significant 45% from pre-intervention to one month post-intervention. The study’s findings therefore provide promising confirmation that positive psychology interventions delivered through EAPs can make a meaningful difference as both secondary prevention and primary enhancement strategies in the workplace.

Positive psychology and subclinical eating disorders in South Africa : a literature review / Kirsten D.K.

Rapid escalation of Subclinical Eating Disorders (SED) in the form of high levels of body–dissatisfaction (BD) and drive for thinness (DT) globally and locally, and the at–risk status of university females are underscored by recent studies. As yet there exists no South African program tailored to the needs of afflicted female students and which includes a risk–protective focus grounded in Positive Psychology theory. In this chapter a theoretical overview on the nature and definition of SED, its prevalence and the rationale for a risk–protective focus grounded in Positive Psychology theory are provided. Thereafter three preliminary South African studies, namely two correlation studies (De Pãz Fransisco, 2007; Kirsten, Du Plessis & Swanepoel, 2010) and the Weight Over–concern and Well–being program of Kirsten, Du Plessis and Du Toit (2007) are discussed. Findings of these preliminary studies highlight the promise of utilizing Positive Psychology theoretical approaches to practically significantly reduce risk factors and promote protective factors. As such, Well–being therapy (Fava & Ruini, 2003) that promotes the six dimensions of psychological well–being (Ryff & Keyes, 1995), and Self–Determination Theory (Ryan & Deci, 2000) that can promote true self–esteem in the form of self–determination and mindfulness (Kabat–Zinn, 1998), with its inherent self–compassion, kindness and self–forgiving manner, show promise. The information technology industry is considered to be one of the most demanding industries, with significant social, physical and psychological consequences for the wellbeing of the information technology professional. Work wellness and general psychological well-being plays an important role in the well-being of the information technology professional. The measurement of work-related wellness requires valid, reliable and culturally fair measuring instruments. However research on work wellness and occupational well-being in South Africa is lacking, especially in the information technology context. A lack of norms for work-related wellness in South Africa makes the identification of work-related wellness in the information technology industry difficult. Consequently, investigating the reliability, validity, equivalence and bias of work-related well-being measuring instruments would result in the standardisation of work wellness (consisting of burnout and engagement) and occupational well-being, suitable for use in the multicultural information technology industry setting. Moreover, the operationalisation of work wellness, as well as an inclusive model regarding the work-related wellness of information technology professionals that includes work wellness and occupational wellbeing are lacking in the South African literature. The objectives of this research were to standardise the measurement of work wellness for information technology professionals in South Africa, to develop and test a model of occupational well-being for information technology professionals in South Africa, to develop and test a comprehensive model of work-related wellness for information technology professionals in South Africa (consisting of work wellness and occupational well-being), and to test for moderating effects of affectivity in the experience of mark related well-being of information technology professionals in South Africa. The research consists of three separate articles, each consisting of a brief literature overview and an empirical study. A cross-sectional survey design with a snowball sample (n = 214) of information technology professionals in South Africa was used. Adapted versions of the Maslach Burnout Inventory - General Survey (MBI-GS) and Gtrecht Work Engagement Scale (UWES), as well as the Satisfaction with Life Scale (SWLS), Affectometer 2 (AFM-2), Life Orientation Test - Revised (LOT-R), Organisational Commitment Questionnaire (OC-Q), Information Technology Job Characteristics Inventory (ITJCI), as well as the Health scale of the Organisational Screening Evaluation Tool (ASSET) and a biographical questionnaire were used. Descriptive statistics, analysis of variance, correlations, exploratory factor analysis and structural equation modeling were used. Exploratory factor analysis confirmed a two-factor model for the MBI-GS consisting of a combined Burnout factor and Professional Efficacy, while a one-factor model was found for the UWES, namely Engagement, with acceptable internal consistencies. Exploratory second-order factor analysis confirmed a two-factor, culturally fair model of work wellness for information technology professionals in South Africa, consisting of burnout and work engagement. Item bias analysis revealed no evidence of bias for the MBI-GS, while uniform bias was found for two items (Items 7 and 12) of the UWES. Construct equivalence in terms of work wellness was obtained for the different language groups in the sample. The results confirmed a four-factor model of occupational well-being for information technology professionals in South Africa, namely negative and positive work wellness, organisational commitment and general psychological well-being. Positive work and organisational psychological functioning of academics in the open distance learning work environment

The research was conducted from the perspective of a positive psychological paradigm and investigated the interrelationship dynamics between the psychological constructs of resistance to change, work engagement and psychological capital which have been under-researched in the rapidly changing open distance learning work environment of academics. A quantitative survey was conducted on a probability sample of 423 (N=423) academics at a South African open distance learning higher education institution. Confirmatory- and exploratory factor analysis, in the absence of goodness of fit, revealed a four-construct measurement model for resistance to change, a two-factor measurement model for work engagement and a four-construct measurement model for psychological capital. A correlational analysis revealed significant relationships between resistance to change, work engagement and psychological capital and structural equation modelling indicated an adequate fit of the conceptual structural model. Tests for statistically significant mean differences revealed no differences between male and female academics, or between the educational levels of groups of academics, with regard to levels of resistance to change, work engagement and psychological capital. At a theoretical level, the research provided insight into the different concepts and theoretical models that lead to the development of positive psychological functioning, such as understanding of the notion of resistance to change in the work environment. At an empirical level, the new knowledge and insights derived from the results may add to a broader perspective on interrelationships between the psychological behavioural constructs of resistance to change, work engagement and psychological capital. This research has also added to the body of knowledge on how academics’ positive psychological behaviour can contribute to a positive organisation as well as to individual well-being in a changing open distance learning work environment. / Industrial and Organisational Psychology / D.
