Generational relationships and differences in work-life balance and subjective well-being in a South African sample

This study examined the work-life balance (WLB) and subjective well-being (SWB) of Baby Boomers, Generation X and Generation Y in the current world of work. The instruments used in this study for data collection was Work-life Balance Scale, the Trait Emotional Intelligence Questionnaire, and the Work Engagement Questionnaire. The research was conducted from the perspective of a positive psychological paradigm and investigated the interrelationship dynamics between the constructs of generations and work-life balance and work-life balance and subjective well-being, as well as the differences between the levels of work-life balance and subjective well-being across generations in a South African sample. This study calculated Exploratory Factor Analyses (EFA) and Confirmatory Factor Analyses (CFA) to examine the psychometric structure of a proposed SWB construct and to test the hypothesis that SWB is a latent variable comprising of Happiness, Optimism, Self-Esteem, and Engagement. Based on the results of the two EFA and CFA models, there is enough statistical evidence to accept this hypothesis. Correlational analysis and structural equation modelling revealed the relationships between work-life balance and subjective well-being. Regression analysis and tests for significant differences identified the differences in work-life balance and subjective well-being levels across the generations. The results revealed that there were some statistically significant differences between generations. For Baby Boomers and Generation X work-life balance was influenced by SWB factors, whilst Generation Y were mostly influenced by biographical variables. The results showed that hours worked, and hours paid were predictors of work interfering with personal life (WIPL) for both Generation X and Generation Y. Self-esteem was a significant predictor for the Baby Boomers. With regards to personal life interfering with work (PLIW) hours worked and happiness were found to be predictors for Generation X, whereas hours paid was a negative predictor for Generation Y. Furthermore, hours worked, happiness and engagement were found to predict work and personal life enhancement (WPLE) for Generation X. An overall difference was noted for happiness across the generations, with Generation Y employees having significantly lower levels of happiness than Generation X, whilst no significant difference was noted between Generation X and Baby Boomers. The current study linked the emerging constructs of positive psychology in general by investigating the relationships and differences between generations, WLB and SWB. The results could be used as a framework for IOP.The research makes a contribution to the field of Industrial and Organisational Psychology on three levels, namely, on a theoretical, an empirical and a practical level. / Industrial and Organisational Psychology / D. Purpose: The aim of this study is to present a picture of how the HR-profession has changed due to the increasing distance- and hybrid work and to explain how strategic HR-employees can work to create and maintain a sense of community and togetherness as well as a positive organizational culture in a time embossed by distance- and hybrid work. Method: This study follows an inductive approach based on a qualitative research strategy, where the study's empirical data has been collected though nine interviews held at eight different organizations, using semi-structured interview questions. The empirical material has later been analyzed and categorized.  Conclusion: Based on this study, we can see that HR-employees need to think and act in a different way than before, regarding both activities, recruitment and relationship building. The main difference has been that the physical meetings and relationships have fallen into the background, therefore HR-employees need to create new arenas where such meetings can occur. The study further shows that it is beneficial to spend more time and planning on activities that replace physical activities. Furthermore, involving the staff in important decisions creates a better climate and culture and should be characterized by trust and good communication.

The relationship between perceived career mobility, career mobility preference, job satisfaction and orgarnizational commitment

The objective of this study was to explore the relationship between perceived career mobility, career mobility preference, job satisfaction and organisational commitment. A secondary objective was to determine whether various age, gender, tenure, marital status and race groups differed significantly regarding their perceived career mobility, career mobility preference, job satisfaction and organisational commitment. A perceived career mobility scale and career mobility preference scale, the Minnesota Satisfaction Questionnaire (short form) and the Organisational Commitment Scale, were applied to a non-probability convenience sample consisting of 82 South African accountants, auditors and financial staff members. Significant relationships were observed between the variables. Significant differences were found between age and race groups‟ perceived career mobility, gender and tenure groups‟ career mobility preference, and age and tenure groups‟ organisational commitment. HIV and AIDS in the workplace : the role of the employee assistant practitioners

The purpose of this study is to explore the EAP environment and provide a better understanding of the related roles of the Employee Assistant Practitioners/Professionals (EAPs) in respect of their treatment of various forms of illnesses in the workplace – particularly HIV and AIDS. The EAP role is not aligned to any individual profession, as it is designed to match employees’ holistic needs. It is in this context that the repertoire of EAP roles would include caring, psycho-social, therapeutic and technical skills. The EAP role is therefore endowed with the potential to meet a range of inter-departmental and multi-disciplinary needs – such as Nursing, Allied Health Professions, and Healthcare Sciences. A generic Assistant Practitioners Performance Management system (scorecard) had to be developed and agreed to with the City of Johannesburg’s (CoJ) Management in order to maintain consistency when developing APE programmes and roles. Notwithstanding the fact that the Employee Assistant Practitioners do also address the growing HIV/AIDS concerns in the workplace – including psycho-social problems of employees and their families – there is minimal acknowledgment of the EAPs’ roles, and little recognition of their welfare and well-being programmes. Drawing eclectically from various inter-related disciplinary terrains, the study centripetally explores the roles of EAPs as well as HIV/AIDS frameworks in the workplace. Quantitative and qualitative descriptive research methods were employed to assess challenges encountered by the City of Johannesburg (C.o.J) employees and their dependants. Questionnaires were used for the data collection of this study. The repertoire of participants in the study (n=55) comprised of doctors, social workers, nurses, HR officers, and other CoJ employees themselves. vi The questionnaire became the pivotal quantitative data analysis reference point ias it focused on numbers or quantities, and less on the qualitative analysis, which focused on differences in quality. The results of the study are based on numeric analysis and statistics to quantify the qualitative analysis. The prevalence of fewer participants was largely influenced by the depth of the data collection process, which did not allow for large numbers of research participants. The findings of the study revealed, amongst other factors, that there was an unsurpassed need to integrate different HIV/AIDS frameworks in order that the roles of EAPs becomes more effectively and efficiently defined and executed. The roles of EAPs were hitherto not well defined, resulting in duplication and confusion of service delivery to some employees utilising the EAP services. However, some of the EAP roles are highly appreciated and increasingly supported by managers and employees. Skofwerknavorsing het gedurende die afgelope dekade internasionaal toegeneem. Hiermee gepaardgaande het verskeie intervensies ontstaan om die doeltreffendheid van skofwerkers en hulle gehalte van werklewe te bevorder. Deur gebruik te maak van 'n gekombineerde vraelys ("Standard Shiftwork Index") en werklike data ten opsigte van afwesigheid en prestasiebeoordelings, is 'n steekproef van 102 gevalle geanaliseer. 'n 90 persent betroubaarheidinterval is gebruik om waardes ten opsigte van elke veranderlike te bepaal. Daar is bevind dat werknemerbemagtiging weinig invloed het op skofwerkers se werkbywoning. Daar is ook gevind dat werknemerbemagtiging nie lei tot 'n meer positiewe persepsie, by toesighouers, van skofwerkwerkers se algemene werkprestasie nie. Daar is egter bevind dat skofwerkers se persepsies van hulle gehalte van werklewe, ten opsigte van werkdissatisfaksie, chroniese vermoeidheid en tevredenheid met sosiale omstandighede, wel positiefbelnvloed word deur werknemerbemagtiging. Aanbevelings is gemaak ten opsigte van die aanwending van werknemerbemagtiging, as intervensie in skofwerkomgewings, asook vir verdere skofwerknavorsing in Suid-Afrika. / The purpose of this research was to determine if significant differences exist between employee effectiveness and perceptions of quality of working life of empowered and non-empowered shiftworkers in the South-African petrochemical industry. By using the Standard Shiftwork Index and real absenteeism and appraisal data, a sample of 102 cases was analysed. A 90 percent confidence interval was used to determine t-values for variables. It was found that empowerment has little influence on the work attendance of shiftworkers and that empowerment does not lead to more positive perceptions of general work performance of shiftworkers, among their supervisors. It was, however, found that shiftworkers' perceptions of their quality of working life are improved by empowerment in respect of work dissatisfaction, chronic fatigue and satisfaction with social circumstances. This researcher investigates the role of communication satisfaction in job satisfaction in the Department of Communications, a government policy-making institution that deals with post, telecommunications, and broadcasting services in South Africa. This study describes communication satisfaction as the overall degree of satisfaction an employee perceives in his total communication environment and job satisfaction as the degree of satisfaction the individual feels with his job. Focus groups are used to explore the role of communication satisfaction in job satisfaction in the Department of Communications because they are appropriate and suitable in capturing the discussions reflecting emotions, particularly uncovering individuals' feelings about their environment. The emphasis is on finding out how communication motivates and makes employees satisfied in their jobs. Qualitative content analysis, based on transcriptions from audiotapes, is used for interpretation and analysis of the data. The meaning of work : an ethical perspective

Thesis (MPhil)--Stellenbosch University, 2008. / ENGLISH ABSTRACT: The central idea developed in this thesis is that meaningful work provides the normative standard of what work should be for all human beings, based on the normative idea that being human entails a realization of one’s potential and the expression of one’s intellect and creativity as a necessary part of living a full and flourishing life. Thus the key ethical foundation upon which my argument was built rests primarily upon classic Aristotelian ethical theory as well as more contemporary adaptations thereof. In reality, however, research reveals that up to eighty percent of people engage in work that is not meaningful in the sense that they are unable to experience both excellence and enjoyment through their work. This problem has been labeled as “employee disengagement” and has been acknowledged by organizations as a disturbingly growing trend particularly because of the financial cost it carries through lost productivity. My objective in this thesis was to outline the scope of the problem, and to make a strong case for the recognition of employee disengagement as a moral problem, and not simply as an economic one. Thus a major focus of this thesis was to unpack the concept of meaningful work and to argue for its moral value. Throughout my thesis, the importance of understanding meaningful work as a balance between both the subjective and objective elements that make work meaningful for the individual was emphasized. Having established employee disengagement as a moral problem, my attention then turned towards analyzing the potential causes of the problem at a systemic, organizational and individual level. My primary conclusion was that the modern paradigm facilitated a certain way of organizing business activity as well as a certain way of construing the relationship between work and life that has ultimately had a deep seated causal effect upon the absence of meaningful work. Thus addressing the problem entails a detachment from this paradigm and challenging some of the basic assumptions about organizational life. Finally, I proposed a business model that serves as a framework for a new way of working which has the capacity to be more fulfilling to the human spirit. This model assumes the tenets of virtue ethics as its core. In this model, individual employees, the organization as a community and leaders in the business all have specific roles and responsibilities to bring the model to life, and thus the quest for meaningful work has to be undertaken as a collaborative effort. The field of business ethics, with a refreshed Aristotelian mindset, has a lot of value to add in offering much needed ethical guidance to help steer this radical, yet exciting workplace transformation process in the right direction. / AFRIKAANSE OPSOMMING: Die kerngedagte van hierdie tesis is dat betekenisvolle arbeid die normatiewe standaard sou skep van wat werk vandonderstel is om vir die mensdom te beteken. Dit berus op die veronderstelling dat menswees meebring dat die individu se volle potensiaal, intelligensie en kreatiwiteit sal lei tot ‘n betekenisvolle bestaan. Die sleutelargument steun primêr die klassieke Aristoteliese etiese teorie asook hendendaagse aanpassings daarvan. Navorsing bewys egter dat tot 80% van die arbeidsmag betrokke is in betekenislose (sinlose) arbeid in die sin dat hulle geen genot of uitnemendheid ervaar nie. Die probleem word geetiketteer as “werknemersonttrekking” en word deur maatskappye beskou as ‘n onstellende tendens ten opsigte van die finansiële impak en die gepaardgaande verlies van produktiwiteit. Becoming a professional : A longitudinal study of graduates'  professional trajectories from higher education to working life / Att bli professionell : En longitudinell studie om akademikers professionella bana från högre utbildning till arbetsliv

Syftet med avhandlingen är att beskriva akademikers bana mot att bli professionella då de kommer ut i arbetslivet med en magisterexamen i psykologi eller statsvetenskap. The study has a longitudinal design where Political Science and Psychology graduates’ have been interviewed on three consecutive occasions; the last semester before graduation, the first year and then, in the third year of professional work. The theoretical frame of reference comprises a situated and social learning theory and a gender perspective. These theories were chosen since they elaborate on concepts such as identity, practice, participation and learning. The results indicate that becoming a professional is not an isolated phenomenon merely learned and nurtured in higher education and/or in working life. It is emphasised as a dynamic learning process between a reflective individual, the interaction with a professional practice as well as a relationship between other spheres of life, e.g. the personal and the private. The graduates’ professional trajectories can be characterised by a movement from appropriating new knowledge to a need to change direction, e.g. new work tasks or professional fields. This is also a process of professional identity formation. The graduates’ professional identity is emphasised as being both closely related to a gender identity and influenced by the individuals’ belonging to and participation in other practices. The results thus indicate that professional identity formation is an interplay between different spheres of life that changes over time. By using a longitudinal design, it can be claimed that becoming a professional requires balancing one’s whole life situation. / Syftet med avhandlingen är att beskriva akademikers bana mot att bli professionella då de kommer ut i arbetslivet med en magisterexamen i psykologi eller statsvetenskap. Avhandlingen baserar sig på en longitudinell studie där statsvetare och psykologer har blivit intervjuade vid tre olika tillfällen; sista terminen innan examen samt efter första och tredje året i arbetslivet. Den teoretiska referensramen utgörs av begrepp från situerat och social lärteori samt från ett genusperspektiv. Dessa teorier valdes då de fokuserar på begreppen identitet, praktik, deltagande och lärande.Resultaten visar att utvecklingen mot att bli professionell inte är ett isolerat fenomen förvärvat och underhållet i högre utbildning och/eller arbetslivet. Det uttrycks snarare som en dynamisk lärprocess mellan en reflekterande individ, interaktion med en professionell praktik samt med olika sfärer i livet, den professionella, den personliga och den privata. Akademikernas professionella bana kan karakteriseras som en rörelse mellan att utveckla ny kunskap och göra den till sin, till ett behov av förändring i form av nya arbetsuppgifter eller byte av professionellt fält. Att bli professionell innebär även en utveckling av en professionell identitet. Statsvetarnas och psykologernas professionella identitet skapas i relation till en genusidentitet och är influerad av individernas tillhörighet och medverkan i olika praktiker. Resultatet visar därför utveckling av professionell identitet som ett samspel mellan olika sfärer i livet som är föränderligt över tid. Utifrån den utförda longitudinella studien är det möjligt att hävda att utvecklingen mot att bli professionell är ett sätt att skapa ett samspel och balans i individens livssituation.

Anställdas upplevelser av att vara tillgänglig i arbetet : En kvalitativ intervjustudie

Arbetsplatsen är en betydelsefull arena för människor då en stor del av livet spenderas i arbetslivet och det medför att det är viktigt med hälsofrämjande och förebyggande arbete. Arbetslivet har under de senaste åren förändrats mycket på grund av informations- och kommunikationsteknikens utveckling vilket möjliggjort ett flexiblare arbetssätt och att en stor del av arbetet bedrivs med hjälp av teknik. Förändringen inom hur och när anställda utför sitt arbete motiverar studier som vill öka förståelsen för anställdas upplevelser av tillgänglighet i arbetslivet. Syftet med studien är att undersöka hur anställda upplever sin hälsa i relation till att vara tillgänglig i arbetet. En kvalitativ metod valdes med ett urval av fem personer verksamma inom konsult- och rådgivningsbranschen intervjuades. Intervjumaterialet analyserades med en manifest innehållsanalys. Resultatet visar att det upplevdes finnas både för- och nackdelar med att vara tillgänglig i arbetet. Tillgängligheten medför kontroll över anställdas arbete men det uppstår även en upplevelse av behov av att vara tillgänglig vilket medför en negativ påverkan på anställdas hälsa i form av stress. Det visar även på att arbetsgivaren har ett visst ansvar för att stötta sina anställda att hantera tillgängligheten för att arbeta mer hälsofrämjande med anställdas hälsa och en hälsofrämjande arbetsplats. / The workplace is an important arena for people since they spend a significant amount of their lifetime with work. This imposes that the workplace is an important arena for health promotion. The development of information and communication technology during the last decades has contributed to new ways of working in terms of flexibility and how work is performed. The change in how and when employees perform their work motivates further studies to increase the understanding of employees’ experience of the availability of work. The purpose of this study is to examine how employees perceive their health in relation to be available for work. A qualitative approach was selected in which five individuals working in consulting and advisory services industry were interviewed. The interviews were analyzed with a manifest content analysis. The result indicates that perceptions of availability for work comes with both advantages and disadvantages. Accessibility provides enhanced control over work tasks but there is also a perceived need to be available. Which can result in a negative impact on employees’ health in the form of stress. The study further indicates that the employer has a certain responsibility to support their employees to cope with the challenges that comes with availability to actively promote the health of employees.

Introduction: La participation sociale "optimale" peut se définir comme une congruence parfaite entre les attentes de l'individu et sa réalité. La conciliation travail-famille fait appel à l'équilibre des différentes sphéres de vie du travailler. On peut alors s'interroger sur la perception de l'optimalité qu'ont les professionnels de la réadaptation quant à leur propre niveau de participation, conciliant plusieurs sphéres de vie et les facteurs qui influencent cette participation. Méthode: Étude qualitative d'orientation phénoménologique auprés de treize professionnels de la réadaptation à l'aide d'un guide d'entrevue composé de questions ouvertes. Les données recueillies ont été enregistrées sur bande audio et transcrites intégralement (verbatim) suivi d'une analyse de contenu. Résultats: Les participants, majoritairement des femmes (12/13) étaient âgés de 31 à 44 ans et avaient entre un et trois enfants dont l'âge variait de 7 mois à 12 ans. L'optimalité de la participation est perçue comme: la possibilité (ou non) d'accomplir ses activités significatives tout en prenant en charge ses différentes responsabilités. Parmi les cinq facteurs environnementaux perçus comme ayant une influence (l'aspect financier, le soutien du conjoint, le temps, la flexibilité des horaires au travail et la structure familiale) la structure familiale apparait comme déterminante du possible et influence ainsi grandement les attentes individuelles.Conclusion: La conciliation travail-famille est un phénomène complexe qui gagne à être étudié dans sa globalité plutôt qu'en silo. / Introduction: Optimal social participation, which is the ultimate goal targeted by rehabilitation professionals for their clients, can be defined as perfect congruence between an individual's expectations and reality. Work-family dynamic requires balance between the different spheres of a worker's life. This raises questions about the perception that rehabilitation professionals have regarding their own optimal social participation, reconciling various life spheres, and the factors influence this participation. Purpose: To explore the perception of rehabilitation professionals regarding their optimal social participation, and the factors they identify as influencing this participation. Method: Qualitative study with a phenomenological orientation among 13 rehabilitation professionals using an interview guide consisting of open questions. The data was audio-recorded and transcribed in full (verbatim) followed by content analysis. Results: Participation were mostly women (12/13) aged 31 to 44 years having one to three children aged from 7 months to 12 years old. Optimality of participation is perceived as the ability (or not) to carry out important activities while fulfilling one's various responsibilities. Of the five environmental factors perceived to have an influence (financial aspects, spousal support, time, flexible work schedule, and family organization), family organization appears to be a determinant of possibility and thus greatly influences individual expectations. Conclusion: Work-life balance is a complex phenomenon that should be studied holistically rather in a siloed mode.
