Healing, andlighet och nyreligiösa rörelser : En studie av de organisatoriska förändringarna inom Reconnective Healing / Healing, Spirituality and New Religious Movements : A Study of the Organizational Changes within Reconnective Healing

Syftet med denna uppsats är att hitta en förklaring till varför andliga healinginriktningar med tiden upphör att kunna bedömas som andliga. Undersökningen tar avstamp i hypotesen att socialpsykologiska skäl ligger bakom. Den tidigare forskningen, gjord av Roy Wallis, Stefan Thau et al, Małgorzata Kossowska och Maciej Sekerdej, Juliette Schaafsma och Kipling D. Williams, samt en tidigare uppsats skriven av undertecknad, behandlar därför socialpsykologi med koppling till rörelser. Arbetet undersöker healingorganisationen Reconnective Healing som tidigare kategoriserats som andlig men som nyligen genomgått organisatoriska förändringar. Forskningsfrågorna berör vilka förändringar som skett och vart organisationen idag kan placeras begreppsmässigt. Den teoretiska bakgrunden utgörs av Olav Hammer, Roy Wallis, Christopher Partridge samt Anton Geels och Owe Wikström samt deras begreppsdefinitioner av andlighet, sekt, kult, religion och nyreligion. Även teorier kring socialpsykologi, av Lars Svedberg och Björn Nilsson, presenteras. Metoden för arbetet är kvalitativa intervjuer av Reconnective Healingutövare, samt komparativ analys. Resultatet visar att organisationen rört sig från andlighetsbegreppet och närmat sig begreppet nyreligion. De organisatoriska förändringarna tycks bottna i grundaren Eric Pearls vilja att minska pluralistiska synsätt inom organisationen genom att exkludera medlemmar samt strama åt regler och riktlinjer. Vidare tyder resultatet på att organisationer generellt kanske aldrig kan klassificeras som andliga då socialpsykologin inom gruppsammansättningar skapar faktorer som strider mot det mesta som definierar andlighet. / The purpose of this essay is to find a reason to why spiritual healing movements in time tend to fall outside the concept of spirituality. The hypothesis for this work is that it happens due to the social psychology within  group constellations. Therefore the previous research, by Roy Wallis, Stefan Thau et al, Małgorzata Kossowska och Maciej Sekerdej, Juliette Schaafsma och Kipling D. Williams, and an earlier essay written by me, focuses on social psychology with connections to movements of different kinds. The essay investigates the healing organization Reconnective Healing, which has been categorized as spiritual but might not be anymore, due to some recent organizational changes. The research questions focus on what kind of changes has happened and where the organization can be placed in a concept categorisation today. The theoretical background is based on Olav Hammer, Roy Wallis, Christopher Partridge and Anton Geels and Owe Wikström. It consists of the concept definitions of spirituality, cult, sect, religion and new religion. Moreover, theories evolving social psychology, by Lars Svedberg and Björn Nilsson, is presented. The method used is comparative analysis and qualitative interviews of Reconnective Healing Practitioners. The result shows that the organization has moved from the concept of spirituality towards the concept of new religion. The cause of the organizational changes seems to be the founder, Eric Pearls will to decrease pluralistic views within the organisation, by excluding members and tighten the rules and guidelines. Moreover, the result indicates that organisations in general might never be able to be categorised as spiritual since the social psychology within group constellations creates factors that contradict most contents within spirituality.

Outsourced workers have a different status in the workplace, which excludes them from the benefits offered by the companies. As a result, society has to deal not only with the fragility of the wage relationship, but also with the collapse of the principles that regulate sociability among workers. The thesis is that the company organizational changes produce the adhesion of direct workers to the organizational ideas cause give them a feeling of colective belonging, even when we take into consideration the reduction of the workers that productive by lean production processes. Fifteen interviews were conducted with each group of workers; two union leaders were also interviewed. Furthermore, were examined the collective agreement between the direct workers and the company, and that company s yearly reports, since 2003. / O objetivo deste trabalho é analisar em que medida as mudanças organizacionais ocorridas em uma indústria de alumínio primário no município de Barcarena, no Estado do Pará, promove a adesão dos trabalhadores e a diferenciação social entre trabalhadores diretos e terceirizados. Como se sabe, os terceirizados possuem estatuto diferenciado no espaço de trabalho, o que os exclui da rede de benefícios oferecida pelas empresas. Nesse sentido, a sociedade passa a conviver não apenas com a fragilidade presente na relação salarial, mas também com o desmoronamento dos princípios reguladores da sociabilidade entre os trabalhadores. A tese que defendemos é a de que as mudanças organizacionais implantadas a partir da década de 1990 na empresa produzem certa adesão dos trabalhadores diretos ao ideário organizacional da empresa por lhes conferir um sentido de pertença coletiva, mesmo quando se considera a redução dos quadros funcionais promovida pelas reestruturações produtivas. Foram realizadas 15 entrevistas com cada grupo de trabalhadores e duas entrevistas com dirigentes sindicais; também analisamos o acordo coletivo dos trabalhadores diretos com a empresa e os relatórios anuais desta desde o ano de 2003.

Tidigare forskning visar att två huvudsakliga faktorer som leder till förändring är framväxande innovation på marknaden och teknologin. Digitaliseringen ökar förändringstakten i både samhället och organisationer vilket ställer nya krav. Tidigare forskning visar också att förändringsarbete i organisationen är svårt att genomföra. Forskning om digitaliseringen inom ekonomi- och managementområdet är begränsad men visar att digitaliseringen har påverkat organisationer och därför har den här studien fokuserat på hur organisationen har påverkats. Syftet med studien är att undersöka hur digitaliseringen har påverkat organisationer med avseende på arbetsprocesser och organisationsstruktur. För att uppnå syftet med studien har en kvalitativ metod använts där elva chefer från åtta olika organisationer har intervjuats. För att få en förståelse för hur digitaliseringen har påverkat organisationer har vi utvecklat en teoretisk referensram. Studien utgår från centrala teorier som behandlar digitalisering, kunskap- och tjänstesamhället, organisationsförändringar samt institutionalisering. Analysen bygger på jämförelser mellan teori och insamlad empiri. Utifrån analysen är vår slutsats att digitaliseringen har förändrat organisationer genom en ökad automatisering av arbetsprocesser. Även kundkraven har förändrats vilket ställer nya krav på tillgänglighet, flexibilitet och ett ökat digitalt utbud. Det i sin tur har förändrat organisationsstrukturen och arbetsprocesser då nya yrkesroller har framkommit som har mer fokus på kunden, utveckling och förändring. / Previous research has shown that the two predominant factors contributing to change management are emerging technologies and market innovations. Digitalization increases the rate of change in both society and in organizations thus continually putting new demands on them both. Previous research also demonstrates that organizational change is hard to implement. Research on digitalization within the fields of Economics and Management is limited but still shows that digitalization has influenced organizations. This study, therefore, focuses on how organizations have been effected by digitalization. The purpose of this study is to examine how digitalization has impacted upon the work processes and organizational structures of an organization. To this end, the study is based on qualitative methodology in which eleven managers from eight different organizations where interviewed. To get an understanding of how digitalization has effected these organizations we have developed a theoretical frame of reference. The study draws on relevant theories that discuss digitalization, knowledge- and service-society, organizational change and institutionalization. The analysis is based on comparisons between theory and empirical data. From the analysis we draw the conclusion that digitalization has changed the organizations through increased automation of work processes. What’s more, customer demands have changed, placing new demands on availability, flexibility and increased digital offers. This, in turn has changed the organizational structure and work processes by creating new job roles that focus on the customer, development and change.

Sverige står inför stora välfärdsutmaningar när allt fler arbetsföra personer går i pension. Till följd av ojämn befolkningsutveckling kommer det inom kort finnas färre arbetare som skall ta hand om fler pensionärer. Lösningen på välfärdsutmaningen finns i digitaliseringen, där digitala verktyg skall kompensera för förlorad arbetskraft. Omsorgen är det område där behovet av kompetensförsörjning kommer visa sig först. Syftet med studien var att undersöka hur omsorgspersonal kan känna delaktighet i en lärandeprocess under en pågående organisationsförändring som fokuserar på ökad digitalisering i Hylte kommun. Metoden som tillämpades var en kvalitativ undersökningsmetod och studien antog en induktiv ansats. Det empiriska materialet inhämtades genom tre fokusgrupps-intervjuer där totalt 13 undersköterskor deltog. Materialet analyserades genom en konventionell innehållsanalys och resultatet utgjorde grunden för den teoretiska referensramen. Den hälsopedagogiska teoretiska referensramen utgjordes av förmedlingspedagogik, sociokulturellt lärande, lärande stilar, och kompetensutveckling samt dialog -och reflektions pedagogik, KASAM och delaktighet. Resultaten visar att omsorgspersonalen kan känna delaktighet genom att bli tillfrågade kring förändringar rörande deras arbete. Resultatet visade också att omsorgspersonalen själva vill välja sätt att genomgå utbildning. Rädslor att de mjuka värdena försvinner och ersättas av digitala verktyg är ytterligare ett väsentligt resultat som studien gett. Slutsatser som dragits av studien var att omsorgspersonalen vill vara delaktiga inför, under och efter verksamhetsförändringar, men de har svårt att se sin roll i dagsläget. Personalen lär på olika sätt och vill ha alternativa sätt till kompetensutveckling, än vad som erbjuds idag. / Sweden faces major welfare challenges as more and more workable people retire. As a result of uneven population development, there will soon be fewer workers to take care of more senior citizens. The solution to the welfare challenge is in digitization, where digital tools will compensate for lost labor. Heathcare is the area where the need for skills supply will appear first. The intent of this study was to investigate how caregivers can feel part of a learning process during an ongoing organizational change focusing on increased digitalization in Hylte county. The method applied a qualitative survey method and the study adopted an inductive approach. The empirical material was collected through three focus group interviews, where a total of 13 underscores participated. The material was analyzed by a conventional content analysis and the result was the basis for the theoretical reference framework. The theoretical references for health education consisted of mediation education, socio-cultural learning, learning styles, and competence development, as well as dialogue and reflection teaching, KASAM and participation. The results show that caregivers can feel involved by being asked about changes in their workplace. The result also showed that caregivers themselves want to choose ways to undergo education. Fears that the human contact disappears and will be replaced by digital tools are another important result that the study has given. Conclusions drawn from the study are that caregivers want to be involved in, during and after changes within the workplace, but they have difficulties to see their role for the time being. The staff learn in different ways and want alternative ways of developing skills than offered today.

In order to reach this aim, the following specific objectives were established: a) Identify, through the perception of the research subject, the profile of the culture in the organizational unit before the changes; b) Identify, through the perception of the research subject, the profile of the culture in the organizational unit after the changes; c) Analyze the possible cultural changes which happened with the changes; d) Analyze if the possible cultural changes which happened can contribute to attend the new principles proposed by Gespública. This study was addressed from the perspective of the organizational based on the Organizational culture architecture model Marco and directed by the quantitative approach, being that for the data collect it was used the questionnaire as instrument and for data analysis the descriptive statistic, as well as parametric and non-parametric tests of media comparison. The results showed that even with the events of the new management model called Gespública, as well as with the renovation of the organizational staff that could promote the replacement or the acculturation of the subjects, no change was detected in the researched Pró-Reitoria. In the end, some recommendations and implications were presented, aiming to contribute to the development of researches involving organizational culture in public institutions. / Esta dissertação teve como objetivo analisar as principais mudanças ocorridas na cultura organizacional da Pró-reitoria de Gestão de Pessoas da Universidade Federal da Paraíba, na percepção dos entes organizacionais, nos últimos dez anos, depois da proposição do novo modelo de gestão o Gespública - como também a renovação do quadro organizacional através de novas contratações e de desligamentos dos antigos servidores. Para se alcançar esse propósito, foram traçados os seguintes objetivos específicos: a) Identificar, através da percepção dos sujeitos da pesquisa, o perfil da cultura na unidade organizacional antes das mudanças; b) O perfil da cultura da unidade organizacional depois das mudanças; c) Analisar as possíveis alterações culturais ocorridas com as mudanças; d) Analisar se as mudanças culturais podem concorrer para o atendimento aos novos princípios propostos pela Gespública. O estudo foi orientado na perspectiva da cultura organizacional, alicerçado pelo Modelo de Arquitetura da Cultura Organizacional MARCO - e norteado pelas abordagens qualitativa e quantitativa. Para a coleta dos dados, foi empregado o questionário, e para analisá-los, a estatística descritiva, bem como testes paramétricos e não paramétricos de comparação de médias. Os resultados revelaram que, mesmo com os eventos do novo modelo de gestão - o Gespública e a renovação do quadro organizacional, que poderiam promover a substituição ou aculturação dos sujeitos, não houve qualquer modificação na Pró-reitoria estudada. Por fim, foram apresentadas algumas recomendações e implicações, objetivando contribuir para o desenvolvimento de pesquisas sobre a cultura organizacional nas organizações públicas.

Résumé de la thèseCette recherche doctorale propose une analyse de l’impact des pratiques de mutualisation et de leur mise en œuvre sur la performance globale des organisations publiques. Cette recherche propose une définition des pratiques de mutualisation, en s’appuyant en particulier sur celles plus connues dans le privé comme la collaboration, le reengineering ou encore les fusions-acquisition. Elle s’appuie aussi sur la théorie des coûts de transaction et du changement organisationnel. D’autre part, l’analyse de la performance se fait à travers un prisme multidimensionnel que notre étude vient opérationnaliser. L’originalité de la recherche repose sur l’usage mixte d’une méthode quantitative, avec une enquête réalisée auprès des services départementaux d’incendie et de secours (SDIS) en France, et d’une méthode qualitative, à travers l’analyse approfondie d’une recherche-intervention de trois ans effectuée au sein d’un SDIS. Au global, les apports de la recherche apparaissent multiples. Tout d’abord, sur le plan théorique, il est notamment proposé un modèle novateur d’analyse de l’influence des pratiques de mutualisation et de leurs modalités de mise en œuvre sur les différentes dimensions de la performance publique locale. / This doctoral research is dedicated to the analysis of the impact of shared-resources mechanisms and their implementation on the global performance of public organizations. This research gives a proper definition to this mechanisms based on different concepts used for the private sector such as collaboration, reengineering or mergers and acquisitions. Moreover, this study is based on transaction cost theory and organizational changes. In addition, the analysis of performance that we propose uses a five dimension model that we were able to operationalize. The originality of the approach is linked to the use of both quantitative and qualitative analysis through a quantitative survey carried out in all Departmental Fire and Emergency Service in France, and, on the other and, a research-action led in one of them. The results of our research are numerous. The most important result is that the methodology of the implementation of shared resources mechanisms appears to be the most significant element which can create performance. Secondly, we propose a range of key success criteria of the methodology that can be used by manager in the public sector to run efficient shared-resources mechanisms.

Relation au travail et identité professionnelle dans le monde technique chez France Télécom / Work relationship and professional identity of the technicians at France Télécom / Orange

Cette thèse CIFRE a pour objectif d'étudier les effets d'un changement organisationnel sur la relation qu'entretient le technicien à son travail ainsi que sur les éléments qui sous tendent son identité professionnelle. Cette recherche explore les représentations des techniciens, construites et partagées en fonction du contexte social d'appartenance, ainsi que les différentes stratégies d'adaptation mises en place au niveau du groupe de techniciens.Méthodologie : Des entretiens libres ont été réalisés auprès de 54 techniciens des Unités d'Intervention de Paris, du Pays de Loire et d'Ile-de-France Sud. Les données d'entretiens ont ensuite été analysées à partir de l'Analyse Phénoménologique Interprétative (API ; Smith et al. 1995) et d'analyses de contenu thématiques. Des observations ont également été effectuées sur le terrain en situation d'intervention technique.Résultats : les principaux résultats indiquent une relation au travail basée pour une grande partie de l'échantillon sur une croyance propre aux organisations du travail précédente l'actuelle. Les éléments constitutifs de l'identité professionnelle mettent en valeur le rapport au client, aux collègues, à la technicité ainsi qu'un rapport particulier à la hiérarchie et la direction de l'entreprise. / This thesis aims to study effects of organizational changes on work relationship of technicians and their professional identity. This research explores technicians' representations as built and shared according to the social context, as well as adjustment strategies of groups of technicians. Methodology: interviews with 54 technicians were conducted in Technical Units of Paris, Pays de Loire and Ile-de-France Sud. Data were analyzed with Interpretative Phenomenological Analysis (IPA ; Smith et al. 1995) and thematic analysis. Observations were also conducted in situ during technical interventions Results: Results show that work relationship is based for a large part on belief of previous work organization of the company. As for professional identity, results show an important part for the client, colleagues, technicality and a singular relationship to the hierarchy and the management of company.

How External Requirements Affect the InsuranceIndustry : An Investigation on Swedish Insurance Companies’Adjustments to Solvency II

The financial sector stands for an important part of society’s fundamental infrastructure andnational economy. Previous financial crises indicate the importance of having a well-regulatedfinancial market. Former directives of regulating the insurance industry had insufficient solvencyregulations and were lacking in risk management. Therefore, the regulatory framework SolvencyII, the successor to Solvency I, has been established on the European market. The objective ofSolvency II is to ensure consumer protection by ensuring insurance companies properly reflectthe risks their businesses are vulnerable to.The regulatory framework Solvency II came into force in the turn of 2015/2016. However, it hasbeen on every insurers’ agenda for years and preparations have been done. It is therefore ofinterest to investigate how Swedish insurance companies have adjusted to Solvency II at an earlystage after the transition.This has been investigated by conducting interviews with mainly Chief Risk Officers and RiskManagers at Swedish insurance companies. As a complement, a questionnaire was distributed toasset and capital managers, having insurers as customers, regarding their perception of insurers’changes in investment behaviors.The findings of this study imply that insurance companies have had a compliance focus to adoptthe regulation rather than a business focus. No indications of adjustments to corporate businessstrategy has yet been noticed. However, some companies have developed a risk culture withinthe organizations. The extensive reporting and calculations of capital that Solvency II entails, haslead to implementations of new systems and processes for companies. It is further noticed thatSwedish insurance companies use the standard model for calculating the capital requirements.Solvency II has lead to increased understanding of the trade-off between capital, risk, and returnby holding a risk-adjusted capital. Also, an increased engagement of employees in the riskmanagement process has been noticed. The companies are aligned with the ORSA process, sinceit is one of the requirements, and are aware of the potential benefits the ORSA process cancontribute to. Lastly, this study indicates an improved risk awareness and culture within theinsurance companies by educating existing employees and employing new competentemployees.

Startups nyttjande av ad hoc strategier efter turbulenta tider : En kvalitativ studie om hur startups kan använda ad hoc strategier efter turbulenta tider

The economic growth of recently established companies by the name of startups has increased significantly within the past couple of years. Startups are commonly attributed to achieving positive effects on socioeconomic advancements by creating new employment opportunities within its surrounding environments. However, startups are particularly vulnerable for having a supply of limited resources caused by their lack of market experience. Additionally, in times of turbulence, such companies are predominantly dependent on a commonly short-term method called an ad hoc strategy to avoid facing the risk of operational loss or even bankruptcy. This study comes to examine how ad hoc strategies can be used as long-term methods following a period of organizational instability, leading to the thesis’ research question: How can startups continue to use ad hoc strategies after turbulent times? To investigate this, the study applied a qualitative research method in the form of semi-structured interviews with representatives of startup companies. The following results show that during the time of the Covid-19 pandemic, startups have used a variant of ad hoc strategies in order to become more digital. This has resulted in several advantages, mainly that their main business measures become more economically efficient through the process of digitalization. Thus, the study concludes that startups can utilize ad hoc strategies after a turbulent time by using digitalization to a greater extent on a daily basis, exemplified by the approaches used during the Covid-19 pandemic. Consequently, the research proves that ad hoc methods do not have to be used exclusively as temporary solutions and can instead be applied to benefit with future organizational approaches. / Tillväxten av nystartade företag, även kallade för startups, har ökat markant. Startups har en positiv effekt på den samhällsekonomiska utvecklingen genom att möjliggöra ny sysselsättning för individer i samhället. Dock är dessa typer av organisationer sårbara i och med deras begränsade resurser vilket grundar sig i att startups har varit på marknaden under en kortare tid som resulterat i en lägre grad av erfarenhet inom respektive bransch. Utöver de begränsade resurserna som startups besitter kan turbulenta tider vara avgörande för att startups inte har möjligheten att driva sin verksamhet på ett lönsamt vis och riskerar därmed att hamna i konkurs. Vid turbulenta tider är dessa företag då tvungna att använda sig av ad hoc strategier, det vill säga specifika korttidsåtgärder, som en lösning på ett oväntat och tillfälligt problem. Syftet med denna studie är att ta reda på hur ad hoc strategier kan användas som metoder efter turbulenta tider. Därmed utformades studiens problemformulering: Hur kan startups fortsätta använda ad hoc strategier efter turbulenta tider? För att undersöka detta har studien använt en kvalitativ metod i form av semistrukturerade intervjuer med representanter från startups. Resultatet har påvisat att under Covid-19-pandemin har startups verksamheter blivit mer digitala vilket har resulterat i flera fördelar, främst att arbetet blir mer effektivt genom att utgå från digitaliseringen. Studiens slutsats är att startups kan nyttja ad hoc strategier efter en turbulent tid genom att använda digitalisering i större utsträckning på daglig basis, exemplifierat av hur vissa företag gått till väga under Covid-19-pandemin. Därmed underbyggs det att ad hoc strategier inte endast fungerar som tillfälliga lösningar utan kan fortsätta användas för framtida organisatorisk utveckling.
