模糊資料之相關係數研究及其應用 / Evaluating Correlation Coefficient with Fuzzy Data and Its Applications

近年來,由於人類對自然現象、社會現象或經濟現象的認知意識逐漸產生多元化的研判與詮釋,也因此致使人類思維數據化的概念已逐漸廣泛的被應用,對數據分析已從傳統以單一數值或平均值的分析作法,演變為考量多元化數值的分析作為。有鑑於此,在數據資料具備「模糊性」特質的現今,藉由模糊區間的演算方法,進一步探討之間的關係。 傳統的統計分析,對於兩變數間線性關係的強度判斷,一般是藉由皮爾森相關係數(Pearson’s Correlation Coefficient)的方法予以衡量,同時也可以經由係數的正、負符號判斷變數間的關係方向。然而,在現實生活中無論是環境資料或社會經濟資料等,均可能以模糊的資料型態被蒐集,如果當資料型態係屬於模糊性質時,將無法透過皮爾森相關係數的方法計算。 因此,本研究欲研擬一個較簡而易懂的方法,計算模糊區間資料的相關係數,據以呈現兩組模糊區間資料的相互影響程度。此外,若時間性之模糊區間資料被蒐集之際,我們亦提出利用中心點與長度之模糊自相關係數(ACF with the Fuzzy Data of Center and Length;簡稱CLACF)及模糊區間資料之自相關函數(ACF with Fuzzy Interval Data;簡稱FIACF)的方法,探討時間性模糊資料的自相關係數予以衡量。 / The classical Pearson’s correlation coefficient has been widely adopted in various fields of application. However, when the data are composed of fuzzy interval values, it is not feasible to use such a traditional approach to evaluate the correlation coefficient. In this study, we propose the specific calculation of fuzzy interval correlation coefficient with fuzzy interval data to measure the relationship between various stocks. In addition, in time series analysis, the auto-correlation function (ACF) can evaluate the effect of stationary for time series data. However, as the fuzzy interval data could be occurred, then the classical time series analysis will be not applied. In this paper, we proposed two approaches, ACF with the fuzzy data of center and length (CLACF) and ACF with fuzzy interval data (FIACF), to calculate the auto-correlation coefficient for fuzzy interval data, and use the scheme of Mote Carlo simulation to illustrate the effect of evaluation methods. Finally, we offer empirical study to indentify the performance of CLACF and FIACF which may measure the effect of lagged period of fuzzy interval data for daily price (low, high) of the Centralized Securities Trading Market and the result show that the effect of evaluation lagged period via CLACF and FIACF may response the effect more easily than classical evaluation of ACF for the close price of Centralized Securities Trading Market.

本研究之目的在探討國小兒童的「人格特質」、「親子關係」、「同儕關係」與「憂鬱」之相關, 並以問卷調查方式進行。研究樣本為國小高年級兒童為對象, 共收集487 份有效樣本進行分析。本研究之研究工具為「兒童青少年憂鬱篩選量表」、「國小學童人格特質量表」、「親子互動關係問卷」及「國小學童同儕互動關係量表」。數據資料以敍述性統計、t 檢定、單因子變異數分析、皮爾遜積差相關, 及多元逐步迴歸進行分析等。研究主要發現如下: 一、目前國小兒童的憂鬱行為表現普遍水準偏向正面,即較無憂鬱。 二、不同性別、出生序、家庭結構之國小兒童,其憂鬱行為表現沒有顯著差異 三、全體國小兒童之「神經質」、「支配/指使」、「衝突/攻擊」、「競爭/忌妒」、「敵意/防衛」與其整體憂鬱行為表現間,皆存有顯著正相關的關係;而「嚴謹性」、「外向性」、「友善性」及「開放性」、「親子關係」、「合作/利社會行為」、「遊戲/聯合活動」、「信任/尊重」、「親密/依附」等正向同儕關係及「整體同儕關係」則與其整體憂鬱行為表現間,存有顯著負相關的關係。 四、「老么」、「雙親家庭兒童」之「外向性」與其整體憂鬱行為表現間,存有顯著負相關的關係。 五、「老大」、「單親家庭兒童」之「母親心理」親子關係與其憂鬱行為表現間,存有顯著負相關的關係。 六、「中間子女」之「信任/尊重」、「親密/依附」、「競爭/忌妒」及「敵意/防衛」等四項同儕關係上,與其憂鬱行為表現皆存有顯著相關。 七、「敵意防衛」同儕關係及「神經質」人格特質最能夠效預測全體國小兒童的「憂鬱行為表現」。 八、同儕關係的「競爭嫉妒」最能預測「男生」、「獨生子女」和「中間子女」兒童的「憂鬱行為表現」。 九、同儕關係的「敵意防衛」最能夠預測「女生」、「老大」、「雙親家庭」兒童的「憂鬱行為表現」 十、「神經質」人格特質最能夠預測「老么」、「單親家庭」兒童的「憂鬱行為表現」 本研究根據上述各項結果加以討論,並提出數點建議,以供後續相關實務工作及研究的參考。 / The main purpose of this study was to investigate the relationships among personality traits, parental relationship, peer relationship and depression. The study adopted a method of questionnaire survey. The subjects of this study were 487 grade five and six elementary school students in Taiwan.Instruments used in this study were“Children and Adolescents Depression Screening Scale”,“Parental Interaction Relationship Questionnaire”,“The scale of interaction between peers for elementary students”. The study was analyzed by descriptive statist ics,T-tests,One-way ANOVA,Pearson product -moment correlation and multiple step-wise regression analysis. The main findings of this study were as fol lows: 1. The status of depressive tendency for most respondents is regarded as positive. 2. There were no significant differences in depression among these students according to their different gender , birth order and family structure. 3. There were significant positive correlations between “neuroticism”,” control / instigate”,” conflict / attack”,”competitive / jealous”,” hostile / defensive” peer relationship and “depression”.However, there were significant negative correlations between” conscientiousness”,”extraversion”, “agreeableness”,”openness”,” parental relationship”,”cooperative / prosocial behavior”,”game / joint activities”,”trust / respect”,”intimate/ attachment” peer relationship and “depression”. 4. Significant negative correlations were found between youngest birth order and parents-family child’ extraversion and depression. 5. Significant negative correlations were found between oldest birth order and single parent-family child’ mother mentality relationship and depression. 6. Significant correlations were found between the middle child’ ”trust /respect”,”intimate/ attachment”, ”competitive / jealous”,” hostile / defensive” peer relationship and depression. 7. ” hostile / defensive” peer relationship and “neuroticism” show prediction to the total score of depression. 8. ”competitive / jealous” peer relationship shows prediction to boy,singleton, and the middle child’ depression. 9. ” hostile / defensive” peer relationship shows prediction to girl,oldest birth order,and parents-family child’ depression. 10.“neuroticism” shows prediction to youngest birth order and single parent-family child’ depression. Finally, after discussion, the researcher proposed some suggestions for educational instruction and future studies.

不對稱組織間交易關係之統治 / Governance in asymmetric buyer-seller relationships

代工廠商承接訂單時,為特定品牌客戶投資各種專屬的設備和人力是普遍存在的現象。相較之下,台灣的代工廠商處於相對弱勢的地位。代工廠商並不容易在交易初期就從品牌客戶端,取得對等的保護機制,故契約的執行的風險也相對升高。但實務上,我們發現台灣的代工廠商在沒有事前保護機制的情況下,卻仍持續為特定客戶投資。如果代工廠商必須先承諾關係專屬投資,才能爭取得到訂單。在沒有事前保護機制的情況下,代工廠商該有那些配套措施,來保護交易關係? 本研究以代工廠商角度,探討如何透過交易後的保護策略,改變代工廠商與客戶之間的依賴關係。本研究根據交易成本理論和權力依賴理論推論,代工廠商傾向先承諾關係專屬投資,並於交易後採取事後保護策略。事後保護策略有兩類,分別是槓桿策略(資源獲取、擴大客戶範疇)和連結策略(擴大垂直範疇、共同決策與行動)。槓桿策略企圖降低代工廠商的依賴程度;連結策略則會提高客戶的依賴程度。藉由代工廠商與品牌客戶之間的權力變化,進而保護關係專屬投資免於套牢的威脅。 本研究分三個子研究進行,分別為(1)探索性個案研究、(2)關係專屬投資量表發展、(3)問卷調查研究。第一、探索性個案研究發現,不對稱的組織間關係使得代工廠商必須配合品牌客戶的需求而承諾關係專屬投資,但在「小對大」的格局之下,較為弱勢的代工廠商仍有具有生存空間。個案研究發現代工廠商對品牌客戶的投資,除了單一交易的成本與利益之外,還會考量對未來交易以及其他交易對象的影響。所謂「將欲奪之,必固與之」,代工廠商透過關係專屬投資被整合到產業的價值網絡中,換取廠商的生存機會。 第二、關係專屬投資量表發展研究發現,關係專屬投資為一多構面構念,可分為「實體資產投資」、「無形資產投資」和「資產專屬程度」三個次構念。由此可知,關係專屬投資既是一種資產,有助於交易關係之維持;也可能成為負債,限於少數交易的困境。 第三、本研究整合交易成本理論和權力依賴理論,並根據個案研究和量表發展結果,推論關係專屬投資程度、事後保護策略、依賴程度三者之間的關係。問卷調查研究證實,代工廠商對品牌客戶的無形 資產投資會增加代工廠商的依賴程度。但如果代工廠商投資之後,採取資源獲取策略。藉由品牌客戶的背書,提升知名度或市場地位,則關係專屬投資與代工廠商依賴程度之間的關係就會減弱。另外,關係專屬投資也會提高客戶對代工廠商的依賴程度。投資實體資產和無形資產的代工廠商,會藉由擴大服務範疇,與客戶共同決策與行動,來提高客戶依賴程度。 / In original equipment manufacturer (OEM)-supplier relationships, OEM suppliers commonly make investments that are specialized to the requirements of a particular buyer. Taiwanese OEM suppliers are small-medium firms with limited resources and low in market visibility. They are initially in a weak bargaining position, so they have no ability to vertical integrate or demand any kind of ex ante safeguards at all. Knowing that clients may have opportunistic behaviors, suppliers in Taiwan still make relation-specific investments for them without their commitments. How do these suppliers governance the asymmetric interorganizational relationships to avoid falling into the trap predicted by the transaction cost theory? This study takes the view of a supplier, the small party in asymmetric OEM-supplier relationship, who adopts ex post strategies to create inter-organizational dependency with OEMs. According to transaction cost theory and power dependency theory, we argue that OEM suppliers are more likely to make relation-specific investments first and follow by ex post strategies. We model the ex post strategies adopted by OEM suppliers to protect specific investments in asymmetric OEM-supplier relationships by using leveraging strategy (resource acquisition, customer scope) and bonding strategy (vertical scope, joint action). Leveraging strategies will lower the level of suppliers’ dependence on OEMs while bonding strategy will increase the level of OEMs’ dependence on suppliers. We conducted three studies to explore the issues: (1) exploratory case research; (2) scale development of the construct of relation-specific investment; (3) survey research. First, we found that investment decision of small party is beyond the scope of a single transaction. After making relation-specific investments, OEM suppliers redeploy their resources and work closely with their buyers to maintain exiting and future transactions. They also acquire strategic resources from OEMs and apply them to a broader customer base. Second, the concept of relation-specific investment is a multidimensional construct with three sub-dimensions as tangible investment, intangible investment, and asset specificity. Relation-specific investments create an inherent dilemma because they have the potential both to promote and reduce transaction cost for investing parties. Third, we integrated two theories to explore the relationships between relation-specific investment, ex post strategies, and dependency. According to survey results of 146 OEM suppliers in Taiwan, we confirmed the positive relationship between suppliers’ intangible asset investment and their dependency on OEMs. However, if suppliers leverage their clients’ reputations and reposition themselves as first-tier suppliers, they can lower the level of suppliers’ dependency due to their relation-specific investments. On the other hand, the more relation-specific investments suppliers make, the morel likely suppliers would adopt bonding strategy by expanding vertical scope in supply chain and by actively involving in joint decision making. We found that relation-specific investment itself and suppliers’ bonding strategy will increase the OEMs’ dependency on suppliers.

大學生的人際依附風格、愛情信念與關係衝突因應策略之研究 / A study of Attachment Style, Love Beliefs, and Conflict-Coping Strategies in Relationship among college student

本研究目的在瞭解大學生的人際依附風格、愛情信念與關係衝突因應策略彼此間之關聯性。研究對象為856位北部大專院校通識課或相關課程的大學生。本研究使用「人際依附風格量表」(安全型依附、焦慮型依附、忽略逃避型依附、害怕逃避型依附)、「愛情信念量表」(發展信念、命運信念)與「關係衝突因應策略量表」(表明因應、忠誠因應、忽視因應、離開因應)為研究工具,所得資料先以驗證性因素分析與Cronbach’s α分析「愛情信念量表」與「關係衝突因應策略量表」之信度與效度,再以描述性統計、獨立樣本單因子多變量變異數分析、皮爾森積差相關與典型相關進行正式資料分析,主要研究結果如下: 一、 大學生的人際依附風格以「安全依附」的傾向較高;愛情信念中較傾向有「發展信念」;關係衝突因應策略較傾向採用「表明因應」。 二、 女性在「害怕逃避依附」、「發展信念」之得分高於男性;男性在「忠誠因應」、「忽視因應」及「離開因應」之得分高於女性。目前有交往對象者在「安全依附」、「發展信念」與「表明因應」的傾向較高;曾經有交往對象者在「安全依附」、「命運信念」、「忠誠因應」、「忽視因應」與「離開因應」的傾向較高;未曾有交往對象者在「焦慮依附」、「忽略逃避依附」、「害怕逃避依附」、「命運信念」、「忠誠因應」、「忽視因應」與「離開因應」的傾向較高。 三、 人際依附風格、愛情信念與關係衝突因應策略三組變項間有三組典型相關存在:1.「安全依附」和「發展信念」愈高,則其「表明因應」愈高,「忽視因應」與「離開因應」愈低;2.「焦慮依附」、「害怕逃避依附」和「命運信念」愈高,則其「忠誠因應」與「忽視因應」愈高;3.「安全依附」與「命運信念」愈高,則其「表明因應」與「離開因應」愈高。 根據以上研究發現,本研究提出進一步的討論,並提供愛情/婚姻教育與諮商實務工作上之建議及未來之研究方向。 關鍵詞:愛情關係、人際依附風格、愛情信念、關係衝突因應策略 / The purpose of this study is to examine the relationship among attachment style, love beliefs, and conflict-coping strategies in relationship. 856 college students who located in Northern Taiwan were selected as subjects. The data was collected from the inventory of attachment style (secure attachment, preoccupied attachment, fearful-avoidant attachment, dismissing-avoidant attachment), love beliefs (growth belief, destiny belief), and conflict-coping strategies in relationship (voice coping, loyalty coping, neglect coping, exit coping). The confirmatory factor analysis and Cronbach’s α were used to analyze the reliability and validity for both love beliefs and conflict-coping strategies in relationship. The descriptive statistics, multivariate analysis of variance, pearson’s correlation and canonical correlation analysis were used to complete the full analysis. The major findings are presented as follow: 1. Most of college students (in our sample) are secure attached, growth belief in love, and use voice conflict-coping strategies. 2. The dismissing-avoidant attachment, and growth belief of female college students are higher than that of the male college students, The loyalty coping, neglect coping, exit coping of male college students are higher than that of the female college students, The college students who currently in a relationship tend to have higher score in secure attachment, growth belief, and voice coping, The college student who has boy/girl friend before tend to have higher score in secure attachment, destiny belief, loyalty coping, neglect coping, exit coping, The college students who never had boy/girl friends tend to have higher score in preoccupied attachment, fearful-avoidant attachment, dismissing-avoidant attachment, destiny belief, loyalty coping, neglect coping, exit coping. 3. There were three significant canonical correlation between attachment style, love beliefs, and conflict-coping strategies in relationship. First, higher secure attachment and growth belief were associated with higher voice coping and lower neglect coping and exit coping. Second, higher preoccupied attachment and dismissing-avoidant attachment were associated with higher loyalty coping and neglect coping. Third, higher secure attachment and dismissing-avoidant attachment were associated with higher voice coping and exit coping. The implications of this study for love/marriage education and counseling worker, along with future research suggestions, are discussed herein. 正式契約與關係治理的替代與互補--長期照顧居家服務委託關係之研究 / Relationship between Contracting Out and Public Private Partnerships as substitutes or complements in contracting management:an empirical examination of Long-Term Care Service System in Taiwan

【研究動機與目的】「公私協力」已成為當代政府運作與學術研究風潮,然協力研究實際上忽略一重要議題,即公私部門管理者對於協力究竟抱持著什麼樣的態度。由於態度會決定人的行為模式,對於在制度與組織層面提出各項能左右協力成效的要件,但也不能忽略運用這些遊戲規則的卻是代表組織的公私部門管理者。再者,對於公私協力的研究多採單一經濟途徑,較缺乏整全跨學科領域的實證模型。基於上述,本研究主要分從公私部門管理者角度,建構融合經濟與社會-心理的理論途徑,探究公私部門管理者在契約管理上的態度意向「為何」與「如何」對協力行為產生影響(正式契約與關係治理)。並以目前公私協力中最具爭議且重要的長期照顧制度做為研究個案。 【研究設計】本研究主要研究目的有二,其一,探討現階段長期照顧制度中,公私部門管理者對於委託代理的預期、協調運作機制以及對於績效的看法。這個部份將透過質化訪談方式進行資料蒐集;其二,藉由結構方程模式循證公私部門管理者對於委託代理的態度,及此態度如何影響管理者的契約管理行為(正式契約與關係治理),及此行為如何影響協力成效。而本研究實證模型將整合經濟與社會心理途徑,希冀涵容跨學科及實務現象。 【研究結果】本研究主要貢獻在於以公私部門管理者為分析單位,建構融合經濟與社會途徑的公私協力成效模式。同時以質量化方式驗證協力成效理論模式與實務間的契合度。主要研究發現如下:1、官僚體制在面對行政變革時會產生心態與行為上的不一致性;2、公部門希冀透過正式契約作為契約運作機制;然私部門則較偏向於關係治理機制;3、影響契約研擬因素中以社會心理因素較重要於經濟因素的影響;4、從質量化資料驗證正式契約與關係治理是互補關係而非抵換關係;5、居家服務委外呈現公私部門雙方的資源互賴,在互動中也透過社會交換行為以維繫互賴關係的穩定。針對以上發現,在未來實務建議上,可透過組際信任的培植,來厚植公私協力的理想治理情境;建議將長期照顧管理中心定位為正式機關而非臨時的任務編組;透過組織文化的潛移默化調整官僚體對於去人性化的本質,而從重視正式契約轉向關係治理的培植;為求關係治理機制的培育與應用,契約規範應跳脫交易成本的假定。在未來研究上,建議以時間遞移為主軸,縱貫式解構協力的動態過程;官僚體制中的組織文化,對於協力本質與行為的影響將是值得深入討論的議題。

中越關係正常化後之政治經濟發展

中國與越南的關係源遠流長,自古就是山水相連的鄰邦,由於特殊的歷史、文化和地緣等因素,自古以來,中國就是對越南影響最大的國家。中華人民共和國成立後,從1950年到1990年的40年當中,中越關係經歷了從「同志加兄弟」到「兵戎相見」的嚴重對立又走向改善這樣關係大幅度的改變和劇烈變化。「渡盡劫波兄弟在,相逢一笑泯恩仇」,隨著1991年11月中越關係正常化以來,雙方在各個領域的交往與合作日益發展。1999年2月,兩國領導人確立了新世紀中越關係的發展框架,即「長期穩定、面向未來、睦鄰友好、全面合作」的方針。2002年中共總書記江澤民訪越期間表示,兩國要永遠成為好鄰居、好朋友、好同志、好夥伴。2008年5月底,越共中央總書記農德孟應邀訪問中國大陸時,中越發表《聯合聲明》宣示,雙邊關係提升為「全面合作戰略夥伴關係」。 2010年迎接中越建交60周年,雙方將今(2010)年定為中越友誼年,兩國關係正常化後,在政治關係,領導人互訪頻繁,建立各種對話機制和管道;在經濟合作方面,雙邊貿易迅速擴大,與中共-東協自由貿易區依存日益加深。但在友好合作關係下仍然存在有諸如民族主義興起、領土糾紛、台越關係的影響、貿易不平衡、投資與政治關係不對稱、歷史華僑等,不利於兩國關係發展問題;整體觀之,中越雖存在著矛盾,但可推測兩國未來的關係仍將持續深化,以維持和平、穩定的周邊環境;雙方仍互相抱持高度警覺與戒心;越南將加強與東協及大國關係,以提升對中共談判與對抗優勢;互藉地緣優勢,各取所得;進一步擴大雙邊經貿等方向前進。 / Sino-Vietnam relations can be traced back to ancient times. They have been neighboring countries sharing the same border. Compared with other countries, China has imposed most influence on Vietnam due to their special historical, cultural, and geographical connections. After the founding of the People’s Republic of China (PRC), China and Vietnam relationship experienced dramatic change within years from 1940 to 1990. It started from the period of “comrades plus brothers”, then went to “resort to arms,” and finally improved to current benign relationship. The China-Vietnam relations can be described as “experiences disaster brothers, as soon as meet by chance, their smile vanishes the love and hate.” After the normalization in November 1991, the two countries’ interaction and cooperation in all aspects have been further strengthened. In February 1999, the leadership of two countries established the framework for bilateral relations in the new century, which is “long-term stability, facing the future, good-neighborly relations, and comprehensive cooperation.” In 2002, Jiang Zemin, Chairman of the Communist Party of China, visited Vietnam and noted that two countries would always be good neighbors, good friends, good comrades, and good partners. In the end of May 2008, Nông Đức Mạnh Chairman of the Communist Party of Vietnam, visited China. Two countries made Joint Statement and declared to elevate bilateral tie to ‘comprehensive strategic partnership.’ In 2010, for the upcoming 60th anniversary of Sino-Vietnam diplomatic relations, two countries define the year as ‘China-Vietnam friendship year.’ Since establishing two countries’ diplomatic relation, politically, the leadership of two countries has visited each other frequently. Economically, bilateral trades have expanded rapidly and further relied on China-ASEAN Free Trade Agreement (CAFTA) Zone. Nevertheless, several issues emerge and handicap their cooperation. These issues include the rise of nationalism, territory conflicts, impact from Taiwan-Vietnam relations, trade imbalance, the asymmetry of investment and political conditions, and influence from overseas Chinese. Overall, despite of existing contradictions, the development of China-Vietnam relationship will be continually enhanced so as to maintain a peaceful and stable environment. At the same time, two countries will still be highly cautious of each other. Vietnam will improve its connections with ASEAN and other major states in order to strengthen its advantage on negotiation table against China. Two countries will make the best use of their own geographic advantage and take what they need from their cooperation. Also, they will further expand bilateral economic and trade relations in the future.

南韓金大中總統在1998年2月上台時,提出一套與北韓達成和平、和解與合作為基礎的對北韓新政策-陽光政策。陽光政策係以善意、真誠化解北韓的敵意與戒心,使北韓願意與南韓對話與交流,協助北韓走出經濟困境與國際孤立,降低朝鮮半島緊張情勢,進而開放門戶,進行經改。 因此,金大中政府的對日政策,作為陽光政策的一環,不但呼籲南韓與日本走出歷史仇恨,大力推動與日本合作援助北韓糧食物資,還積極幫助日本與北韓關係正常化。讓原本存於日本與北韓交涉障礙中的「南韓因素」轉為正面的推力。此外,金大中政府的對日政策,亦積極主動地改善南韓與日本兩國關係。為因應1997年的金融危機,金大中拋出與北韓和解的陽光政策,在朝鮮半島上製造和平穩定的投資環境,俾利南韓經濟復甦,並力圖引進日本的資金與經援,助南韓早日走出經濟困境。 雖然日本極為擔憂南北韓有可能隨著南韓政府北韓交往政策的持續推動下,在歷史問題、領土紛爭,以及日本軍事能力發展上,達成共同反日陣線。但是,在日本的朝鮮半島政策之中,被民族主義所蒙蔽的小泉政府無法看清局勢,未能好好把握南韓金大中政府,這個前所未見的親日政權,加深與南韓緊密合作的關係,消除或淡化兩國間的歷史議題。同時,在陽光政策下推行經改急需建設資金的北韓,小泉政府也未能把握金正日國防委員長在政治及安全議題上讓步的機會,解決兩國間的懸案,一舉達成兩國建交,再利用經濟合作的機會,降低北韓的反日情緒。小泉政府卻不斷的做出讓周邊國家反感的舉動,像是每年參拜象徵日本軍國主義的靖國神社,大力提升日本自衛隊軍事能力,試圖打破和平憲法的框架等,反而加深與鄰國之間的隔閡。

新進人員與直屬主管及資深同事價值觀契合度對新進人員組織承諾之影響-並檢驗「與主管交換關係」及「與同事交換關係」之干擾效果

求職者與企業雙方都冀望尋求彼此契合的對象,新進人員藉以認同組織、發揮所長;企業藉以提升新人對組織的承諾感,進而獲得其良好績效。論及契合多以價值觀為核心,又由於直屬主管與部門同事是影響新人的關鍵角色,因此將其視為契合比較之重要對象,分別探討新進人員與直屬主管及與資深同事的價值觀契合度對新人組織承諾的影響。然而,新人與主管及同事的互動關係也影響了新人對組織的態度,故在價值觀契合度影響組織承諾的關係中,新進人員與主管的交換關係(LMX)以及新進人員與資深同事的交換關係(TMX)應存在著干擾作用。 因此,本研究分別以新進人員□直屬主管及新進人員□部門資深同事價值觀(四構面)契合度為自變數,新人組織承諾(三構面)為依變數,LMX和TMX為干擾變數,針對國內一製造業之新進人員、直屬主管、部門資深同事以問卷方式蒐集資料,總計發放635份卷,回收257份;經客觀配對成功之最後分析樣本:新進人員38人,直屬主管20人及部門資深同事93人。資料分析方法採敘述性統計分析、相關分析描述變項的特徵及變項間的關係,並以階層迴歸分析檢驗變項間的影響和干擾效果。研究假設檢驗結果如下: 1.新進人員□直屬主管之自我增進價值觀契合度對「努力承諾」和「價值承諾」有顯著的正向影響 2.新進人員□部門資深同事之自我增進價值觀契合度對「努力承諾」和「價值承諾」有顯著的正向影響 3. TMX在「新人□同事價值觀契合度對新人努力承諾關係」及「新人□同事價值觀契合度對新人價值承諾關係」中有顯著的干擾效果 研究結果顯示,直屬主管與資深同事皆是影響新人對公司態度的重要接觸群體。在涵蓋一般價值觀的四構面價值觀中,新人與直屬主管、資深同事「自我增進」價值觀契合度是影響新人組織承諾的重要因素,談及契合與否應重視與工作成效相關的「自我增進價值觀」。又基於高TMX在價值觀契合對組織承諾關係的干擾效果,在契合度低的情況下,員工與同事有好的交換關係品質時能夠使低組織承諾的情況不致產生。因而本研究欲提升員工組織承諾,可將發展重點放在建立與同事的關係上,以代替招募價值觀契合者,或企圖改變員工價值觀使與組織契合所做的努力。
