Processer och motorer i lokalt skolförbättringsarbete / Processes and motors in local school improvement work

In the last decades there has been a growing interest in studying processes in improvement work. A particular interest has been the improvement process that the organisation undergoes and why events evolve in the way they do. By better understanding improvement processes and identifying supporting and hindering forces, the possibilities successfully to plan and implement improvement work in a systematic way increases. The focus of this thesis is organisation processes in schools and the relations that hold between planned and emergent improvement, when using a research-based strategy. The aim of the study is to describe and understand how processes are initiated, developed and completed when using a strategy called ‘Scope for Action Model’(frirumsstrategin). The empirical material of the study was organised and analysed according to Van de Ven’s and Poole’s four ideal types for process studies. Within each type, motors have been identified, which contain generative mechanisms that are a key to how actions, events and activities emerge and are driven forward. The results of the study show that the emergent initiatives are more frequent than the planned ones and that they are more likely to generate an improvement – in the study defined as something new in the organisation. However, on several occasions the planned improvement work inspires emergent initiatives for improvement and in some cases seems to be a fundamental condition for their existence. The different motors, which in the analysis are seen as driving forces, support or challenge each other, making the process develop and produce a result. The study shows that the participants reshape the strategy to make it fit into the organisation of the school. The results also show that teachers and principals have to be well-informed of how to work with a strategy in a practical and constructive way. They have to be able to translate crucial moments in the strategy to stimulate the participants to creative actions. The strategy for school improvement is not shown to be a solution which itself can create improvement, but in combination with the participant’s creative goal settings it can be a contributory factor. / Denna avhandling riktar intresset mot skolförbättring och de processer som uppstår när en planerad förändring genomförs på skolor med stöd av en forskningsbaserad strategi. Syftet med avhandlingen är att beskriva och förstå hur dessa processer - i arbetet med frirumsstrategin - initieras, fortlöper och avslutas. Studien visar att det finns relationer mellan planerade och framväxande processer. De framväxande processerna är mest frekventa och har sin grund i deltagarnas egna målformuleringar. De förmår skapa utveckling i skolverksamheterna, något de planerade processerna inte lyckas med. Det planerade förbättringsarbetet tycks bidra genom att vara en inspirationskälla eller i vissa fall en förutsättning för de framväxande initiativ som tas av deltagare från olika delar av organisationen. Studien pekar på att en strategi kan vara igångsättare av förbättringsarbete och utgöra en grund för skolor att utgå från. Av resultatet framgår att det är viktigt att rektorer och lärare har goda kunskaper om förbättringsarbetets processer för att kunna använda strategin på ett konstruktivt sätt. Genom att ha insikt i vilka mekanismer som påverkar processer kan ett förbättringsarbete ledas medvetet samt tillåtas innehålla både de konflikter och den samstämmighet som kan bidra till att utveckling sker.

QUANTIFYING CARBON FLUXES AND ISOTOPIC SIGNATURE CHANGES ACROSS GLOBAL TERRESTRIAL ECOSYSTEMS

<p>This thesis is a collection of three research articles to quantify carbon fluxes and isotopic signature changes across global terrestrial ecosystems. Chapter 2, the first article of this thesis, focuses on the importance of an under-estimated methane soil sink for contemporary and future methane budgets in the pan-Arctic region. Methane emissions from organic-rich soils in the Arctic have been extensively studied due to their potential to increase the atmospheric methane burden as permafrost thaws. However, this methane source might have been overestimated without considering high affinity methanotrophs (HAM, methane oxidizing bacteria) recently identified in Arctic mineral soils. From this study, we find that HAM dynamics double the upland methane sink (~5.5 TgCH<sub>4</sub>yr<sup>-1</sup>) north of 50°N in simulations from 2000 to 2016 by integrating the dynamics of HAM and methanogens into a biogeochemistry model that includes permafrost soil organic carbon (SOC) dynamics. The increase is equivalent to at least half of the difference in net methane emissions estimated between process-based models and observation-based inversions, and the revised estimates better match site-level and regional observations. The new model projects double wetland methane emissions between 2017-2100 due to more accessible permafrost carbon. However, most of the increase in wetland emissions is offset by a concordant increase in the upland sink, leading to only an 18% increase in net methane emission (from 29 to 35 TgCH<sub>4</sub>yr<sup>-1</sup>). The projected net methane emissions may decrease further due to different physiological responses between HAM and methanogens in response to increasing temperature. This article was published in <i>Nature Climate Change</i> in March 2020.</p> <p>In Chapter 3, the second article of this thesis, I develop and validate the first biogeochemistry model to simulate carbon isotopic signatures (δ<sup>13</sup>C) of methane emitted from global wetlands, and examined the importance of the wetland carbon isotope map for studying the global methane cycle. I incorporated a carbon isotope-enabled module into an extant biogeochemistry model to mechanistically simulate the spatial and temporal variability of global wetland δ<sup>13</sup>C-CH<sub>4</sub>. The new model explicitly considers isotopic fractionation during methane production, oxidation, and transport processes. I estimate a mean global wetland δ<sup>13</sup>C-CH<sub>4</sub> of -60.78‰ with its seasonal and inter-annual variability. I find that the new model matches field chamber observations 35% better in terms of root mean square estimates compared to an empirical static wetland δ<sup>13</sup>C-CH<sub>4</sub> map. The model also reasonably reproduces the regional heterogeneity of wetland δ<sup>13</sup>C-CH<sub>4</sub> in Alaska, consistent with vertical profiles of δ<sup>13</sup>C-CH<sub>4</sub> from NOAA aircraft measurements. Furthermore, I show that the latitudinal gradient of atmospheric δ<sup>13</sup>C-CH<sub>4</sub> simulated by a chemical transport model using the new wetland δ<sup>13</sup>C-CH<sub>4</sub> map reproduces the observed latitudinal gradient based on NOAA/INSTAAR global flask-air measurements. I believe this study is the first process-based biogeochemistry model to map the global distribution of wetland δ<sup>13</sup>C-CH<sub>4</sub>, which will significantly help atmospheric chemistry transport models partition global methane emissions. This article is in preparation for submission to <i>Nature Geoscience</i>.</p> <p>Chapter 4 of this thesis, the third article, investigates the importance of leaf carbon allocation for seasonal leaf carbon isotopic signature changes and water use efficiency in temperate forests. Temperate deciduous trees remobilize stored carbon early in the growing season to produce new leaves and xylem vessels. The use of remobilized carbon for building leaf tissue dampens the link between environmental stomatal response and inferred intrinsic water use efficiency (iWUE) using leaf carbon isotopic signatures (δ<sup>13</sup>C). So far, few studies consider carbon allocation processes in interpreting leaf δ<sup>13</sup>C signals. To understand effects of carbon allocation on δ<sup>13</sup>C and iWUE estimates, we analyzed and modeled the seasonal leaf δ<sup>13</sup>C of four temperate deciduous species (<i>Acer saccharum, Liriodendron tulipifera, Sassafras albidum, </i>and <i>Quercus alba</i>) and compared the iWUE estimates from different methods, species, and drought conditions. At the start of the growing season, leaf δ<sup>13</sup>C values were more enriched, due to remobilized carbon during leaf-out. The bias towards enriched leaf δ<sup>13</sup>C values explains the higher iWUE from leaf isotopic methods compared with iWUE from leaf gas exchange measurements. I further showed that the discrepancy of iWUE estimates between methods may be species-specific and drought sensitive. The use of δ<sup>13</sup>C of plant tissues as a proxy for stomatal response to environmental processes, through iWUE, is complicated due to carbon allocation and care must be taken when interpreting estimates to avoid proxy bias. EFFECTS OF IMPERVIOUS SURFACES ON OVERWINTERING SURVIVAL OF EVERGREEN BAGWORM AND ABUNDANCE OF SCALE INSECT PESTS IN THE URBAN ENVIRONMENT

<p>Urban areas are warmer than surrounding rural areas. During the cold of winter, warming increases surrounding host temperature and may improve the overwintering survival of marginally hardy insects like evergreen bagworms. Similarly, during the summer, it has the potential to increase the fecundity and abundance of sap feeding insect pests such as scale insects in ways that change the capacity of their natural enemies to regulate their populations. </p> <p>Although in parts of Indiana winters can be cold enough to kill bagworm eggs, they thrive in cities. I conducted field experiments to determine the extent to which impervious surface near an infestation could keep temperatures warm enough to affect bagworm survival during cold of winter. My results suggest that the percentage of live eggs inside overwintering pupae decreased as ambient temperature drops. This response was moderated by the presence of impervious surface around an infested plant. Eggs found in bagworms collected from host trees surrounded by more impervious surface had a higher chance of survival than those collected from trees with low levels of hardscape. However, impervious surface has its limit such that egg mortality was not buffered by impervious surfaces at temperatures at or below -21.67°C. Similarly, I also conducted field experiments with sap feeding insects on honeylocust trees, a commonly planted tree in cities. Hot sites had a mean daily temperature more than 1.5 °C warmer than cool sites and scale insects were more abundant and fecund on trees in the hottest part of Indianapolis compared to cooler areas. No differences were observed in rates of parasitism on the scale insect. However, I found strong density dependence relation between parasitoids and scales abundance at scale density at or below the levels present in cool sites. The top-down regulation was prevalent at or below a critical density of scale hosts. Conversely, bottom-up regulation was prevalent above this host density as pests benefit from bottom-up factors. This suggests that urban habitats helped the scales to escape biological control by resident natural enemies above critical density of scale hosts. </p> <p>My findings can be useful to landscape designers to design landscapes that are less prone to insect pests. My finding adds to a growing body of evidence that suggests that planting urban trees with lesser amount of impervious surface can help reducing the urban warming effect and increase the regulation from natural enemies. </p>

Bakgrund: Organisationer står ständigt inför nya utmaningar där anpassning är absolut nödvändig för att inte bli föråldrade eller slås ut på marknaden. I denna dynamiska process spelar både ledarskapet och medarbetarna en avgörande roll, det är dock en utmaning att genomföra hållbara förändringar. Därför är det relevant att studera ledarskapets roll för både förändringsprocesser samt ur ett psykosocialt arbetsmiljö-perspektiv. Detta eftersom ledarskapet ses spela en avgörande roll för organisationens framgång, men också dess misslyckanden. Studier av detta slag är därför viktiga för en ökad förståelse samt bidra till samhällets utveckling och välfärd. Syfte: Syftet med studien är att bidra med ökad förståelse för hur chefers ledarskap kan främja hållbara förändringar samtidigt som hänsyn tas till medarbetarnas välbefinnande. Fokus låg på att undersöka samband mellan ledarskapets roll, förändringsprocesser och medarbetarnas psykosociala arbetsmiljö utifrån medarbetarnas perspektiv. Studien tog även sikte på att utforska hur förändringar och chefers ledarskap kan relateras till transformativt ledarskap och Kotters 8-stegsmodell.Metod: Studien använde en mixed method-ansats (QUAN + qual) där data samlades in via en webbaserad enkät. Deltagarna valdes ut genom bekvämlighetsurval och riktades mot medarbetarna inom en socialförvaltning. Studien antar en socialkonstruktivistisk ståndpunkt då den betraktar sociala fenomen som skapas och återskapas i den dynamiska processen mellan chefer och medarbetare. För dataanalys användes Cronbachs alfa (α), Spearmans rho (ρ), Pearsons r, determinationskoefficienten r² samt tematisk analys.Resultat och slutsats: Studien visade att det fanns starka signifikanta positiva samband mellan ledarskap, inflytande i förändringsprocesser och psykosocial arbetsmiljö (p &lt;0,001). Ledarskap förklarade en betydande del av variabiliteten i inflytande över förändringsprocesser och psykosocial arbetsmiljö. Resultaten visade särskild tyngdpunkt på kommunikation, delaktighet och stöd som betydande aspekter för ett väl fungerande ledarskap. Detta främjar medarbetarnas engagemang, hållbara förändringar, den psykosociala arbetsmiljön samt medarbetarnas välbefinnande positivt. Studien stödjer därmed tidigare forskning och understryker vikten av ett väl fungerande ledarskap. Begränsningar och implikation: Studiens begränsningar inkluderade ett smalare fokus på teorier och medarbetarnas perspektiv inom en specifik kontext, vilket kan påverka generaliserbarheten. Studien syftar till att bidra till förståelsen inom det arbets-pedagogiska fältet i relation till det viktiga samspelet som sker mellan medarbetare och chefer. / Background: Organizations constantly face new challenges where adaptation is absolutely necessary to avoid becoming outdated or eliminated. In this dynamic process, both leadership and employees play a crucial role, but implementing sustainable changes can be difficult. Therefore, it is relevant to study the role of leadership in both change processes and from a psychosocial work environment perspective. This is because leadership is seen as playing a crucial role in an organization's success, but also its failures. Studies of this kind are therefore important for increasing understanding and contributing to society's development and welfare. Purpose: The purpose of this study is to contribute to an increased understanding of how leadership can promote sustainable changes while considering employee well-being. The focus was on examining the relationships between the role of leadership, change processes, and employees' psychosocial work environment from the perspective of the employees. The study also aimed to explore how changes and leaders' leadership can be related to transformative leadership and Kotter's 8-step model.Method: The study used a mixed method approach (QUAN + qual) where data was collected through a web-based survey. The participants were selected through convenience sampling and targeted towards employees within a social welfare department. The study assumes a social constructivist standpoint as it considers social phenomena created and recreated in the dynamic process between managers and employees. For data analysis, Cronbach's alpha (α), Spearman's rho (ρ), Pearson's r, and determination coefficient r² were used, as well as thematic analysis.Results and conclusion: The study showed that there were strong significant positive correlations between leadership, influence in change processes, and psychosocial work environment (p &lt;0.001). Leadership explained a significant part of the variability in influence over change processes and psychosocial work environment. The results showed a particular emphasis on communication, participation, and support as significant aspects of effective leadership. This promotes employee engagement, sustainable changes, psychosocial work environment, and employees' well-being positively. The study supports previous research and emphasizes the importance of effective leadership.Limitations and implications: The limitations of the study included a narrower focus on theories and employee perspectives within a specific context, which may affect generalizability. Das Thema „Gastfreundschaft“ hat in den vergangenen Jahren neu das Interesse der Missionstheologie geweckt. Diese Masterarbeit setzt sich zum Ziel, herauszufinden, ob und inwieweit Gastfreundschaft eine Dimension für den missionalen Gemeindebau sein kann. Sie untersucht dazu biblisch-exegetische, missionstheologische, systematisch-theologische und Gemeindebauliteratur, ob sie in ihren Konzepten explizite oder implizite Merkmale oder Begriffe der Gastfreundschaft gebrauchen. Aus der Literaturanalyse werden Wortfelder ermittelt, wie beispielsweise Gottesbezug, Auftragsorien-tierung, Bedürfnisorientierung, Lern- und Veränderungsprozesse, Räume, Miteinander und auch Gren-zen, die Gastfreundschaft in ihrer Wesensart ausmachen. In einem zweiten Untersuchungsdurchgang wird aus diesen Zwischenerträgen eine Gastfreundschaftskultur entwickelt, die entlang des Kulturmo-dells von Geert Hofstede in vier Kategorien angelegt ist: Werte, Rituale, Symbole und Helden der Gastfreundschaft. Demnach legt Gastfreundschaft in ihrer Art u.a. viel Wert auf Großzügigkeit, Be-dürfnisorientierung, Integration und Gottesbezug. It is the purpose of this master thesis to ascertain if and to what extent hospitality can be a dimen-sion of missional church planting. This is achieved by examining literature on biblical exegesis, mis-sional theology, systematic theology and church planting for its explicit or implicit use of concepts and/or terminology related to hospitality. Literary analysis is used to identify word fields that define the nature of hospitality such as God focus, mission focus, focus on needs, learning and change pro-cesses, spaces, fellowship and limits. In a second step the results of the literary analysis are used for developing a culture of hospitality based on the four categories of Geert Hofstede's cultural model: values, rituals, symbols, and heroes of hospitality. According to this model, the key elements of hospi-tality are generosity, the focus on needs, integration, and God focus. These lead to rituals such as invi-tations, the high value placed on friendship and relationships, but also the way people celebrate, most-ly with a shared meal expressing gratitude, praise to God and the joy of living. Above all, the culture of hospitality is expressed through symbols such as decoration, embracing each other, sharing food and drink, the concept of home, practical help, etc. Heroes of hospitality are role models who inspire to be emulated such as God, the source of all hospitality, Jesus Christ, biblical characters, and those of our contemporaries who follow the leitmotif of hospitality in the church planting context. This culture of hospitality is compared to the quality and the purpose of the missional church in order to determine how this core culture can be useful for developing a missionally inviting and hospitable church. Final-ly, this thesis aims to go beyond the purely theoretical research into the topic. In today´s flexible working sphere trust takes a central place in relations to customer, supplier and institutions as well as between coworkers and executives. Therefore, co-operation is not thinkable at all without a certain amount of trust. A low amount of trust is not an adequate basis for obtaining quality of living or realization of business success. In the everyday life it is to be also experienced that the structure of trust requires very much time, power, money and patience. The effects, on which an employer has to count with loss of trust by unmotivated and unproductive coworkers, can mean enormous economic damage for the enterprise and entail the loss of a market projection. So trust was determined by means of a quantitative questionnaire. The aim was to investigate the existence of trust promoting and trust inhibiting factors and to generate rankings in regard to their importance.

Fundamental economic and social changes have strongly influenced the conditions under which companies have to operate during the last couple of years. The dynamics of the business environment, which are among other things increasingly forced by the globalization of markets, development of new technologies and subsequently growing competitive pressure, requires that companies adapt to their environment not only reactive, but rather act proactively to exist on the market permanently. This means, that in companies radical change processes are not even uncommon in addition to permanent changes. Regarding the success of any change process it is of vital importance that the concerned employees and departments are involved in the success of the project and cooperate closely. For this reason trust is becoming more and more important in business environment, especially against the backdrop of economic crisis, of mergers, outsourcing, short-time work and job loss. The setup and permanent care of a trustworthy corporate culture, the content of which includes the constructive handling through management of the anxieties and emotions of the employees concerning upcoming changes, finally provides the basis for successful cooperation. Currently there is no scientific consensus about what trust is, how it can be measured, evaluated and influenced. These issues are now being investigated by empirical studies. Thus, the meaning of "professional" trust was determined by means of a quantitative questionnaire. One aim of the empirical study was to investigate the existence of trust-promoting and trust-inhibitory factors in companies and to generate rankings regarding their importance for the employees. The perceptions should be the basis to build and maintain a reliable culture of trust in companies, especially during the implementation of change processes.
