臺北市國民中學校長正向領導、教師 幸福感與教師組織承諾關係之研究 / The Study of the Relationships among Principals’ Positive Leadership, Teachers’ Well-being and Teachers’ Organizational Commitment in Junior High Schools in Taipei City

本研究旨在瞭解臺北市國民中學校長正向領導、教師幸福感與教師組織承諾關係之現況,分析不同背景變項之教師在知覺校長正向領導、教師幸福感與教師組織承諾關係之差異情形,並探討三者之間的關係及影響,最後藉由校長正向領導與教師幸福感對教師組織承諾進行預測。 本研究採調查研究法,研究對象為臺北市國民中學教師,共計發出611份問卷,回收487份有效問卷,問卷有效率達80.0%。資料處理分別以描述性統計、獨立樣本t檢定、單因子變異數分析、皮爾遜積差相關及多元逐步迴歸分析等統計方式進行統計分析。 本研究獲致以下之結論: 一、臺北市國民中學教師對校長正向領導、教師幸福感與教師組織承諾的知覺程度皆屬於中高程度。 二、以校長正向領導、教師幸福感與教師組織承諾三變項而言,年齡與擔任職務皆是重要影響因素,皆已51歲以上與擔任主任或組長職務之教師知覺程度較高。 三、臺北市國民中學校長正向領導、教師幸福感與教師組織承諾的整體及各分層面,彼此之間具有正相關的關係。 四、臺北市國民中學校長正向領導與教師幸福感對教師組織承諾具有預測作用,以「校長正向領導」的預測力最佳。 最後依據研究結果與結論,提出具體建議,以供教育行政機關、學校校長與教師以及未來研究參考。 / The purpose of this study was to investigate the current development of principal’s positive leadership, teachers’ well-being and teachers’ organizational commitment in junior high schools in Taipei City, and to analyze the difference between teachers of different background variables, and to explore the relationship among the three variables. This study has aimed to predict teachers’ organizational commitment through principal’s positive leadership and teachers’ well-being. Through the use of questionnaire survey method, data were collected teacher from junior high schools in Taipei City, distributing 611 questionnaires in total. Valid questionnaires of 487 were collected, with a usable rate of 80.0%. All data were analyzed by the methods of descriptive statistics, independent t-test, one-way ANOVA, Pearson correlation, and multiple regression. The conclusions of this study are as follows: 1. Junior high school teachers’ perception of principal’s positive leadership, teachers’ well-being, teachers’ organizational commitment is above average 2. There are significant differences in the junior high school teachers’ perception of principal’s positive leadership, , teachers’ well-being, teachers’ organizational commitment in terms of age, and position. 3. There is a positive correlation among the principal’s positive leadership, teachers’ well-being, and teachers’ organizational commitment. 4. Principal’s positive leadership and teachers’ well-being have a predictive effect on teachers’ organizational commitment.

澳門私立學校校長服務領導、學校內部行銷與教師組織承諾關係之研究 / The study of the relationship among principals’ servant leadership, school internal marketing, and teachers’ organizational commitment in Private School of Macau

本研究旨在探討澳門私立學校校長服務領導、學校內部行銷與教師組織承諾之關係,採問卷調查法,以澳門私立學校教師為研究對象,共發出350份問卷,問卷回收可用率為61.14%。統計方法採用描述性統計分析、t考驗、單因子變異數分析(ANOVA)、Pearson積差相關及多元逐步回歸分析。本研究結果分述如下︰ 一、澳門私立學校校長服務領導屬中等程度,以「發展願景和前瞻性行為」最高,「治癒」最低。 二、澳門私立學校內部行銷屬中等程度,以「教育訓練」最高,「凝聚溝通」最低。 三、澳門私立學校教師組織承諾屬中等程度,以「努力意願」最高,「公平互惠」最低。 四、不同「性別」、「學歷」、「服務年資」、「學校規模」、「學校歷史」及「學校宗教背景」之教師對知覺澳門私立學校校長服務領導的整體或分層面上有顯著差異。 五、不同「學校規模」之教師對知覺澳門私立學校內部行銷的分層面上有顯著差異。 六、不同「性別」、「宗教背景」、「學校規模」之教師對知覺組織承諾的整體或分層面上有顯著差異。 七、澳門私立學校校長服務領導、學校內部行銷與教師組織承諾呈現高度正相關。 八、澳門私立學校校長服務領導與學校內部行銷對教師組織承諾具有預測作用。 / The purposes of this study was to explore the relationships among principals’ servant leadership, school internal marketing and teachers’ organization commitment of private school in Macau. The questionnaire survey method was applied. Private School teachers in Macau were adopted as the research objects. 350 questionnaires were sent out. The validity of the responded questionnaires was 61.14%. The data was analyzed by using statistic method of descriptive statistic, t-test, One-way ANOVA, Pearson’s product-moment correlation and multiple stepwise regression analysis. The findings of this study were as follow: 1.The servant leadership of Macau private school principals’ was at moderate level. The “vision and proactive behavior” scored the highest whereas the “healing” scored the lowest. 2.The internal marketing of Macau private school was also at moderate level. The “educational training” scored the highest whereas the “communication cohesion” scored the lowest. 3.The teachers’ organization commitment of Macau private school was at moderate level too. The “willingness to work hard” scored the highest and the “equal and mutual-beneficial” scored the lowest. 4.There were significant differences on the overall and dimensional awareness of Macau private school principals’ servant leadership among teachers with different gender, education, years in school, scale of the schools and schools’ religious background. 5.There were significant differences on the dimensional awareness of Macau private school internal marketing among teachers in schools with different scale. 6.There were significant differences on the overall and dimensional awareness of organization commitment among teachers with different gender, religious background and scale of the schools. 7.A highly positive correlation was shown among principals’ servant leadership, school internal marketing and teachers’ organization commitment in private school of Macau. 8.Macau private school principals’ servant leadership and school internal marketing can serve as a remarkable prediction on teachers’ organization commitment.

全球金融海嘯下裁員對留任員工的影響:留任者對裁員過程的知覺之居間角色 / Under the global financial Tsunami, the influence of layoffs on the survivors.

過去鮮少聽到國內各種企業同時大規模裁員的消息,但受到全球性金融海嘯的影響,許多企業不得不採取裁員的措施以減少公司人事成本費用。本研究欲趁此機會,瞭解國內多數企業的裁員手段,且分析不同的裁員政策與執行方式對於留任員工的知覺感受、組織承諾、工作表現及壓力反應等之影響,並探討員工對於裁員過程的知覺在裁員與其影響的關係中所擔任的居中角色。 研究調查時間為2009年8月28日至10月18日,以網路問卷的方式收集資料。而受詴對象為所屬公司於2008年至調查時間,在國內曾實施裁員而留下來的員工。在140份有效問卷中,約75%企業最近一次裁員時間集中於2008年10月至2009年4月,且實施裁員前有先進行其它成本控管的措施,而裁員累積人數與員工總人數的比率大多在5%以下。 研究發現,留任者對裁員過程的知覺確實在「裁員政策與執行」與留任員工的「組織承諾」及「壓力反應」之關係中擔任重要中介角色。因此,公司在擬定裁員政策與相關措施時,若能讓留任員工覺得合情合理、給予離職員工應有的補償、維持良好的工作氣氛及避免人際衝突等原則,將可降低裁員帶來的個人身心與組織承諾之負陎影響。此外,研究亦發現,當公司多為員工著想或給予較多的協助時,其留任員工知覺裁員過程較為正向,並能減少可能的不良影響,例如聘請外部顧問協助裁員方案的施行,在裁員對象選擇上排除有經濟負擔等弱勢員工,並給予離職者優於勞基法的資遣費、提早發放年終獎金、提供轉職尌業服務,且對於留任者提供諮商輔導服務或處理留任員工之裁員相關疑問等措施,都是實務上可設法做到而又有正陎影響的策略。

校長真誠領導與教師組織承諾、組織公民行為關係之研究 / A study on relationship among authentic leadership, organizational commitment and organizational citizenship behavior

本研究旨在探討校長真誠領導與教師組織承諾、組織公民行為之關係,並探究組織承諾在真誠領導與組織公民行為之間是否具有中介變項的效果。 本研究採用問卷調查法,以非完全中學之北部地區,共有110所高中職學校教師為樣本母群體,採分層隨機抽樣,抽出800位受試者,回收有效問卷586份,所得資料分別以描述性統計、t考驗、單因子變異數分析及迴歸分析等統計方法進行資料的分析與處理,以瞭解高中職教師知覺校長真誠領導與教師組織承諾、組織公民行為之現況、差異情形及其預測力。研究結論如下: 一、高中職教師對校長真誠領導之知覺現況中等,以「內化道德觀」最高。 二、高中職教師組織承諾之表現程度屬中等,以「情感性承諾」最高。 三、當前高中職教師組織公民行為之表現屬中等程度,以「對學生之公民行為」最佳。 四、性別、年齡、職務、公私立等四個背景變項在真誠領導、組織承諾、組織公民行為上有顯著差異,以「男性」、「41歲以上」、「兼任主任職務者」、與「私立學校」教師較高。 五、服務總年資及本校服務年資等二個背景變項在組織承諾與組織公民行為上有顯著差異,以服務11年以上之教師比10年以下的教師對學校產生了更高的認同感,表現相對較佳的公民行為。 六、教育背景、學歷、高中職類型等三個背景變項在真誠領導、組織承諾、組織公民行為上無顯著差異。 七、真誠領導與組織承諾對組織公民行為具顯著正相關及預測力 八、組織承諾在真誠領導與組織公民行為間具有部份中介效果 最後依據研究結果與結論,提出具體建議,以作為教育行政機關、高中職校長、以及未來研究的參考。 / The purpose of this study is to investigate the relationship among principal’s Authentic Leadership(AL) and teacher’s Organizational Commitment(OC) and Organizational citizenship behavior(OCB). Furthermore, the mediating effect of AL and OC on OCB was examined. A survey research was conducted using a sample of high school and vocational school teachers in 7 counties/cities in Northern Taiwan, excluding the complete schools. 800 teachers from 110 schools were selected by stratified random sampling. 586 valid sample data collected was analyzed and processed with the methods of descriptive statistics, t-test, one-way ANOVA, multiple-regression analysis. The major findings of this study are as follows: 1.Principal’s AL is above average, “internalized moral perspective” ranks the top. 2.Teacher’s OC is above average, “affective commitment” ranks the top. 3.Teacher’s OCB is above average, “OCB-defending the individual students” ranks the top. 4.Four demographic variables, including gender, age, position, school type, show significant differences in AL, OC, OCB. Teachers who are male, older than 41, work as the chief of department, or work in private schools show higher perception of AL and higher performance of OC and OCB. 5.Two demographic variables, total serving years and serving years in present school, show significant differences in OC, OCB. Teachers with more than 11 serving years show much sense of identification and better performance of OCB. 6.Three demographic variables, including university, education, school category, show no significant differences in AL, OC, OCB. 7.AL is positively related to OC and OCB. In addition, AL has positive direct effect on OCB, OC has positive direct effect on OCB. AL has positive direct effect on OC. 8.OC does have mediating effect on AL and OCB. Based on the results of the research, suggestions for educational administration authorities, principals and future related study are proposed.

新北市國小教師兼任行政人員角色壓力、幸福感與組織承諾關係之研究 / A study of the relationship among role stress, sense of well-being and organizational commitment of administrative teachers in elementary schools of New Taipei City

本研究旨在探討新北市國小教師兼任行政人員角色壓力、幸福感與組織承諾之關係,並分析不同個人背景變項在角色壓力、幸福感與組織承諾上的差異情形,進而探討角色壓力、幸福感與組織承諾的相關性及角色壓力、幸福感對組織承諾的預測力。透過問卷調查法,以新北市國小教師兼任行政人員為對象,共發出576份問卷,問卷內容包括背景變項問卷、角色壓力問卷、幸福感問卷與組織承諾問卷。回收有效問卷518份,可用率為89.93%。資料統計分析上使用描述性統計、獨立樣本t 檢定、單因子變異數分析、皮爾遜積差相關、逐步多元迴歸分析等方法。 本研究結論如下: 一、新北市國小教師兼任行政人員在整體角色壓力之感受為中等,三層面 中以角色過度負荷感受最大,角色模糊感受最小。 二、新北市國小教師兼任行政人員在整體幸福感之感受為中上程度,四層 面中以樂觀表現感受最大,身心健康感受最小。 三、新北市國小教師兼任行政人員在整體組織承諾之感受相當高,三層面中以努力意願感受最大,留職傾向感受最小。 四、新北市國小教師兼任行政人員個人背景變項在角色壓力、幸福感與組織承諾各層面感受有所差異。 五、新北市國小教師兼任行政人員知覺角色壓力、幸福感與組織承諾相關 有所差異。 六、新北市國小教師兼任行政人員知覺角色壓力與幸福感中以「工作成就」對組織承諾最具預測力。 最後,本研究根據以上結論,分別針對教育行政機關、市立國小行政主管、教師兼任行政人員以及未來研究者提出建議。 關鍵詞:教師兼任行政人員、角色壓力、幸福感、組織承諾 / The purposes of the study are to explore the relationship among role pressure, sense of well-being and organizational commitment of administrative teachers in New Taipei City elementary schools, to analyze the difference among role pressure, sense of well-being and organizational commitment of varied personal backgrounds, and to further examine the relativity among role pressure, sense of well-being and organizational commitment and how significantly organizational commitment can be predicted via role pressure and sense of well-being. Questionnaire survey is adopted and personal background questionnaire, role pressure questionnaire, well-being questionnaire and organizational commitment questionnaire are included. The questionnaires were distributed to 576 administrative teachers in New Taipei City elementary schools, and 518 valid questionnaires were retrieved, with 89.93% of availability. The data were analyzed with descriptive statistics, independent sample t-test, one-way ANOVA, Pearson Product-Moment Correlation and multiple stepwise regression analysis. The results of the study are as follows: 1. The overall degree of role stress among administrative teachers in New Taipei City elementary schools was at the average level, with the feeling of ‘role overload’ the highest, and the feeling of ‘role ambiguity’ the lowest. 2. The overall degree of sense of well-being among administrative teachers in New Taipei City elementary schools was above the average, with the feeling of ‘positive preference’ the highest, and the feeling of ‘mental and physical health’ the lowest. 3. The overall degree of organizational commitment among administrative teachers in New Taipei City elementary schools was very high, with the feeling of ‘hardworking intention’ the highest, and the feeling of ‘tendency to retain the job’ the lowest. 4. The variables of personal background of administrative teachers in New Taipei City elementary schools do influence the degree of their feelings of role stress, sense of well-being and organizational commitment. 5. There are differences among administrative teachers’ awareness of role pressure, sense of well-being and organizational commitment. 6. ‘Working achievement’ is the most reliable predictor to the organizational commitment of administrative teachers. Finally, based on the above-mentioned results, the study would be provided assuggestions for the educational authorities concerned, New Taipei City municipal elementary school administrators, administrative teachers and future researchers. 工作滿意度、組職承諾對離職傾向影響之研究 –以某外商公司為例 / A study on relationships among job satisfaction and organizational commitment influence to turnover intention – an example of foreign company

根據人力銀行的調查報告顯示,國內有高達96%的上班族嚮往進入外商企業工作。想要進入外商的前三大理由,包括:看好在外商工作的前景及未來發展(61%)、福利制度完善(58%);以及薪資待遇優渥(51%)。本研究針對外商企業在台員工之工作滿意度、組織承諾與離職意圖進行分析,依據研究結果對組織經營實務提供建議,也進一步瞭解外商企業在台員工離職傾向之現況與其相關影響因素。 當員工進入組織後,是否願意繼續留任於組織,端看組織是否能提供一個成長的環境,建立個人能力與組織工作機會的長期配合的永業生涯規劃。因此如何提高組織所屬員工之工作滿意與組織承諾,並降低離職意圖,提高員工的留職意願,也將成為領導者在帶領組織永續經營上最為重要的課題。 本研究以個案美商公司其在台灣子公司之所有台籍員工,研究採用結構式問卷以不記名自我填答之調查研究法進行研究,共發出 120 份問卷,收回問卷105份,有效問卷102份,回收率為85%。主要研究結果顯示: 一、 員工工作滿意度對於員工組織承諾具有顯著的正向顯著影響。 二、 員工工作滿意度對組織承諾具有顯著的正向顯著影響。 三、 員工組織承諾對離職傾向具有顯著的正向顯著影響。 / Based on a of Job Bank survey report: The 96% of office workers want to enter the foreign company in Taiwan. This study research and analysis job satisfaction, organizational commitment and turnover intention the employees in foreign enterprises in Taiwan and base on the study results provide advice to organizational and operational. Learn more about the status on staff turnover intention of foreign enterprises in Taiwan. This study is cases of American company all employees in Taiwan subsidiary by questionnaires that anonymous answer of structured questionnaire quantitative research. A total of 120 questionnaires were sent out, returned 105 and 102 valid questionnaires. The questionnaire recovery rate is 85% The results of this study are as follows: 1. Job satisfaction is significantly positively correlation to employees' organizational commitment. 2. Job satisfaction is significantly positively correlation to organizational commitment. 3. 國營事業新進人員工作滿意對組織承諾影響之探討—以C國營事業為對象 / A Study on the Effect of Job Satisfaction on Organizational Commitment of New Entrants in A State-owned Enterprise: A Case of State-owned Enterprise C

民國80年代起,國營事業配合民營化政策停止新進人員進用,至民國90年代才陸續恢復,近年來,政府為改善國營事業人力結構,加速人力新陳代謝,積極規劃鬆綁國營事業用人制度並持續招考員工。國營事業新進員工的工作滿意與組織承諾對於所屬國營事業未來的發展及經營將具有極大的影響,更關係到組織的效率和競爭力。因此本研究以國營事業新進人員工作滿意、組織承諾為探討重點,同時就國營事業新進人員之個人背景變項與工作滿意、組織承諾作相關分析,並探討國營事業新進人員之工作滿意度對於組織承諾之影響,以問卷調查的方式進行資料蒐集。經分析問卷調查結果後發現: 一、不同「服務年資」、「人員類別」及「工作職務」的國營事業新進人員在工作滿意部分構面上有顯著差異。 二、不同「年齡」、「服務年資」、「人員類別」及「工作職務」的國營事業新進人員在組織承諾部分構面上有顯著差異。 三、國營事業新進人員工作滿意對組織承諾具有顯著的相關性,且呈現非常高度正相關。 四、國營事業新進人員之工作滿意各構面對組織承諾各構面部分達到顯著的正向效果-「內在滿意」、「外在滿意」與「一般滿意」對價值承諾之影響均呈現顯著的正向效果,「內在滿意」與「一般滿意」對努力承諾之影響亦呈現顯著的正向效果,「內在滿意」與「外在滿意」對留職承諾之影響同為顯著的正向效果。 依據相關研究分析結果提出建議供國營事業主管機關、國營事業機構及新進人員參考,以提升新進人員的工作滿意及組織承諾。 / In the 1990s, state-owned enterprises stopped the use of new entrants in cooperation with the privatization policy and only gradually recovered in the 2000s. In recent years, the government has been working hard to improve the manpower structure of state-run enterprises and speed up manpower metabolism by systematically planning to loosen the employment system of state-owned enterprises Employee. The job satisfaction and organizational commitment of new entrants in state-owned enterprises will have a tremendous impact on the future development and operation of the state-owned enterprises to which they belong, and more on the efficiency and competitiveness of the organization. Therefore, this study is satisfied with the work of new personnel in state-owned enterprises, the organization promises to explore the key points, at the same time, it analyzes the individual background changes of variables and job satisfaction, organizational commitment and the job satisfaction of the newly recruited state- The impact of commitment, and to conduct a questionnaire survey data collection. After the analysis of the survey results found: 1.There are significant differences in terms of job satisfaction among the newly recruited state-owned enterprises with different "years of service", "categories of personnel" and "job titles". 2.The new staff of state-owned enterprises with different "age", "seniority", "type of personnel" and "job title" have significant differences in the organizational commitment aspects. 3.Job satisfaction of newly recruited state-owned enterprises has significant correlation with organizational commitment and shows a very high degree of positive correlation. 4.Job Satisfaction of New Staff in State-owned Enterprises Achieve Significant Positive Effect on Various Facets of Organizational Commitment. Based on the results of the relevant research and analysis, suggestions are made for the reference of the competent state-run business administrations, state-owned institutions and newly recruited personnel so as to enhance the job satisfaction and organizational commitment of the newly recruited staff.

新北市國民中學校長正向領導、教師情緒勞務與教師組織承諾關係之研究 / A study of the relationship among Principals' positive leadership, Teachers' emotional labor and Teachers' organizational commitment in junior high schools of New Taipei City

本研究旨在瞭解新北市國民中學校長正向領導、教師情緒勞務與教師組織承諾之現況,分析不同背景變項之教師對於校長正向領導、教師情緒勞務與教師組織承諾之知覺差異情形,並研究三者之間的關係,最後分析新北市國民中學校長正向領導與教師情緒勞務對教師組織承諾之預測力。 本研究採問卷調查法,共計抽樣37所國民中學,發出555份問卷,收回414份,回收率達75%,其中有效問卷共有371份,可用率達90%。問卷調查結果以描述性統計、獨立樣本t檢定、單因子變異數分析、皮爾森積差相關及多元逐步迴歸分析等統計方法進行統計分析。 根據資料分析與討論的結果,本研究之研究結果如下: 一、新北市國民中學教師知覺校長正向領導、教師情緒勞務與教師組織承諾皆屬於中高程度。 二、新北市國民中學教師因其背景變項不同,對校長正向領導的知覺程度不同,以男性、41歲以上、服務年資21年以上、兼任主任以及學校規模61班以上之教師有較高的知覺程度。 三、新北市國民中學教師因其背景變項不同,對教師情緒勞務的知覺程度不同,以41歲至50歲、服務年資21年以上以及兼任主任教師有較高的知覺程度。 四、新北市國民中學教師因其背景變項不同,對教師組織承諾的知覺程度不同,以男性、41歲以上、碩、博士學歷、服務年資21年以上以及兼任主任之教師有較高的知覺程度。 五、新北市國民中學校長正向領導、教師情緒勞務與教師組織承諾整體及各分層面間具有正相關。 六、新北市國民中學校長正向領導與教師情緒勞務對教師組織承諾具有預測力,以賦予正向意義的預測力最佳。 本研究依據校長正向領導、教師情緒勞務與教師組織承諾之相關結論,提供教育行政機關、學校教育人員建議,以做為未來教育行政以及後續研究之參考。

近幾年來,教育界的糾紛事件有增多的趨勢,尤其是教師法起草期間,教師能否有「罷教」及「組織自主性工會」權的問題,曾引起廣泛的迴響與討論。基於筆者也身為中學教員的一分子,故引起了探討一般中學教師心態的興趣。 隨著民國七十六年戒嚴令解除以來,民主腳步亦加速前進,似乎一下子罷教事件頻傳不斷。罷教事件的發生,代表了教師抗拒行為程度的升高,所以「抗拒行為」成為本研究值得探討的重要主題。當個人在一組織中,其本身的慾望或對工作相關內涵因素的期待得不到滿足時,衍生了挫折感,而消除挫折感的方法,有採激烈手段正面衝突者,如罷工、怠工、破壞等;有採理性溝通方法解決問題者,如談判、協調等;也有採消極的退縮逃避方式者,如忍耐、離職、做白日夢等。所以「工作滿足與否」容易直接導致「抗拒行為」的發生。另外也可能透過中介造成影響的是「組織承諾」的因素,個人對一組織承諾感的高低,不僅決定其認同努力的程度,而且也間接的使個人在採取任何行動以前,影響考慮的結果。 在歐美許多國家□,教師藉罷教來表示不滿,爭取自身應有的權益及傳達某些教育的理念,乃是稀鬆平常的事,但合法的罷教行動乃是透過合法的程序,大前提為有教師工會的存在,但在我國此間,尚未有合法的教師自主性工會,所以透過問卷去瞭解中學教師們贊同組織和參與教師工會的程度如何,也是筆者有興趣的研究重心。 綜言之,本研究以 415名中學教師為研究對象,目的在ヾ分析個人背景變項、學校公私立,透過工作滿足、組織承諾感對教師參與工會與罷教態度的影響;ゝ探討工作滿足、組織承諾感對中學教師參與工會態度的影響;ゞ探討工作滿足、組織承諾感對中學教師罷教態度的影響;々研究中學教師工作滿足與否、組織承諾高低對抗拒行為的影響,及其採取何種抗拒行為的可能性。 希望藉此研究了解中學教師的心聲,發掘其不滿癥結問題所在,俾提供教育當局對症下藥,及早採取對策,防患於未然,如此教師的不滿足感消除,教育界如再恢復一向的寧靜,並且生機蓬勃,乃我全國國民受教育者之福也。

教育行政人員成就動機、工作特性與組織承諾之相關研究

本論文共計乙冊,分五章十八節,約六萬餘字。扼要說明如下: 一、研究目的: 本研究之目的有三:(一)探討各級教育行政人員之成就動機、工作特性與組織承諾 之實際情形。(二)分析個人人口統計變項、成就動機、工作特性與組織承諾之相關 。(三)根據研究結果提出具體建議,供各級教育行政人員作為促進組織承諾之參考 。 二、研究方法: 本研究之對象為教育部、教育廳(局),及各縣市教育局之正式編制人員。研究工具 為工作與家庭取向量表、工作特性量表、組織承諾問卷,離職意願問卷。並以積差相 閞、變異數分析、迴歸分析等統計方法分析資料。 三、研究結果: 本研究結果發現:(一)各級教育行政人員之性別年齡教育程度婚姻狀況職位與組織 承諾,離職意願有關聯存在,年資與組織承諾則無相關。(二)高成就動機者組織承 諾較高,工作自主性、挑戰性較高者,其組織承諾亦較高,在離職意願上則無顯著差 異。 四、建議: 根據研究之結果,提出二點建議:(一)工作豐富化:給予教育行政人員更多的自主 權,並增加工作的挑戰性。(二)配合個體成就動機的強弱,給予不同性質的工作, 促使教育行政人員發揮其潛力,並提升對機關之承諾。
